基于人-环境匹配理论和压力认知交互作用理论, 本文探讨了下属需求和接受的授权型领导匹配性对下属态度、行为和绩效的影响及情绪耗竭的中介作用。本文分别通过对150位领导与150位下属(研究1)、50位领导与243位下属(研究2)的配对样本开展两项多时点、多来源的问卷数据收集, 并采用跨层次多项式回归和响应面分析方法得出以下结论: (1)下属需求和接受的授权型领导失配会导致下属情绪耗竭; (2)相对于授权不足, 领导的过度授权更会导致下属情绪耗竭; (3)下属需求和接受的授权型领导匹配性通过作用于下属情绪耗竭进而影响下属对领导的满意度、组织公民行为和工作绩效。 相似文献

In the first part of this article the author explores the implications for justice of the wider range of parties holding moral standing that environmental ethics has recently disclosed. These implications concern the equitable treatment of future generations and nonhuman creatures, and are relevant both to policies, such as approaches to global warming, and procedures, which may need to be revised to give an equitable voice to unrepresented interests. Later the author considers some radical implications of regarding humanity as stewards of the planetary environment, a view defended in his recent book Creation, Evolution and Meaning. If all adult humans have this role, but many are prevented from discharging it by poverty and related constraints, then those who are thus disempowered need to be empowered to exercise this role. This requirement of equity would arise not from their moral patienthood but from what is involved in respecting them as moral agents. Some approaches to tackling global warming are considered in this connection. 相似文献

Although empowerment is often cited as a major guiding construct for community psychology, relatively little is known about
the characteristics of empowering community settings. The current paper uses a multiple case study methodology to generate
a number of key organizational characteristics of empowering community settings to guide future work in the area. In-depth,
multilevel, longitudinal research was conducted on three empowering community settings: a religious fellowship, a mutual help
organization for persons with severe mental illness, and an educational program for African American students. The organizational
features found to characterize all three settings were (a) a belief system that inspires growth is strengths-based, and is
focused beyond the self; (b) an opportunity role structure that is pervasive, highly accessible, and multifunctional (c) a
support system that is encompassing, peer-based, and provides a sense of community; and (d) leadership that is inspiring,
talented, shared, and committed to both setting and members. Limitations of the research are discussed, and directions for

以往对领导授权行为的研究大都以领导为中心, 探讨领导授权行为的有效性。随着追随理论的兴起, 越来越多的研究强调从员工视角探讨领导有效性。期望在组织管理中扮演重要角色, 员工授权期望是指员工形成的有关组织中的领导在权力授予方面应尽职责与义务的规范性认知。在系统梳理员工授权期望概念与测量的基础上, 分别从角色设定理论、领导分类理论、期望落差理论梳理了员工授权期望的作用效果与研究结论, 最后从基于内隐领导理论的变量测量、相关理论的机制探讨、追随理论的模型扩展、期望管理的前因探索等方面提出了未来研究的展望。 相似文献

领导授权行为通常被视为一种积极的领导行为类型。组织中管理者在授权实施过程中扮演着重要角色, 然而管理者出于维护威权等目的, 不想赋予员工自主权或相应资源的现象大量存在。鉴于此, 越来越多的学者开始探索领导授权行为的影响因素, 但目前研究较为零散, 亟待整合。研究发现:(1)更多的学者强调领导授权行为并非一种稳定的领导风格, 而是领导对不同下属所采取的差异化授权行为; (2)领导授权行为的影响因素可以分为环境因素、领导者因素以及员工因素; (3)领导成员交换理论、信任理论、社会认知理论与授权风险视角是解释领导授权行为形成的重要理论/视角。此外, 基于情境领导理论、CIP领导模型(魅力型-意识形态型-务实型)以及追随理论, 提出了领导授权行为影响因素的未来研究方向。 相似文献

随着组织所处环境的深刻变化, 如何促进管理者更加积极地表现出授权行为, 成为领导实践和研究的重要议题。现有围绕领导授权行为形成的研究存在理论基础薄弱、“以领导者为中心”倾向突出等不足, 导致其未能很好地解答现实议题。因此, 以目标理论为视角, 并整合性地考察领导者和下属的作用, 以工作团队为研究情境, 对领导授权行为的形成机制进行深入探讨。首先, 通过多案例研究, 探索出促进领导授权行为形成的目标融合类型及其作用过程, 构建出领导授权行为形成机制的理论模型; 其次, 将收集纵向的团队主管下属对子数据, 明确这些目标融合关系对领导授权行为的影响效应; 最后, 将通过进一步数据收集, 对提出的领导授权行为形成机制模型进行整体验证。这将拓宽并加深对领导授权行为形成机制的认识, 从而更好地把握领导授权行为形成的规律, 并有助于企业更好地开展与此相关的管理实践。 相似文献

This paper investigated the effects of a paternalistic and empowering leadership style on organizational citizenship behaviour (OCB) in an experimental design using 100 Turkish and 100 Dutch students who held part‐time jobs. Confirming our expectations, a paternalistic leadership style had a more positive effect on job dedication and organizational support in Turkey than in the Netherlands. Contradicting our expectations, an empowering leadership style did not have a more positive effect on any of the OCB dimensions in the Netherlands than it did in Turkey. However, in the Netherlands an empowering leadership style had a stronger effect on interpersonal facilitation, job dedication, and organizational support than a paternalistic leadership style. Paternalistic and empowering leadership styles both had positive effects on OCB dimensions in Turkey. As expected, collectivism moderated the relationship between paternalistic leadership style and other oriented OCB (i.e., interpersonal facilitation). Specifically, people who had more collectivistic tendencies were more positively influenced by a paternalistic leader than people who had low collectivistic tendencies in both countries. However, individualism did not have any moderating effects on the relationship between empowering leadership style and self‐oriented OCB (i.e., job dedication). Our findings are relevant for understanding the effects of leadership styles and cultural orientations on self‐ versus other‐oriented OCB in Turkey and the Netherlands. 相似文献
