Managers face hard choices between process and outcome systems of accountability in evaluating employees, but little is known about how managers resolve them. Building on the premise that political ideologies serve as uncertainty-reducing heuristics, two studies of working managers show that: (1) conservatives prefer outcome accountability and liberals prefer process accountability in an unspecified policy domain; (2) this split becomes more pronounced in a controversial domain (public schools) in which the foreground value is educational efficiency but reverses direction in a controversial domain (affirmative action) in which the foreground value is demographic equality; (3) managers who discover employees have subverted their preferred system favor tinkering over switching to an alternative system; (4) but bipartisan consensus arises when managers have clear evidence about employee trustworthiness and the tightness of the causal links between employee effort and success. These findings shed light on ideological and contextual factors that shape preferences for accountability systems.  相似文献

In dynamic task environments, decision makers are vulnerable to two types of errors: sticking too closely to the rules (excessive conformity) or straying too far from them (excessive deviation). We explore the effects of process and outcome accountability on the susceptibility to these errors. Using a multiple‐cue probability‐learning task, we show that process accountability encourages conformity errors and outcome accountability promotes deviation errors. Two additional studies explore the moderating effects of self‐focused and other‐focused group norms. Self‐focused norms reduce the effect of process accountability on excessive conformity. Other‐focused norms reduce the effect of outcome accountability on excessive deviation. Our results qualify prevailing claims about the benefits of process over outcome accountability and show that those benefits hinge on prevailing group norms, on the effectiveness of prescribed decision rules, and on the amount of irreducible uncertainty in the prediction task. What is the value of having medical students engage in creative production as part of their learning? Creating something new requires medical students to take risks and even to fail--something they tend to be neither accustomed to nor comfortable with doing. “Making stuff” can help students prepare for such failures in a controlled environment that doesn’t threaten their professional identities. Furthermore, doing so can facilitate students becoming resilient and creative problem-solvers who strive to find new ways to address vexing questions. Though creating something new can be fun, this is not the main outcome of interest. Rather, the principle reason we recommend devoting precious curricular time to creative endeavors is because it helps medical students become better doctors.  相似文献

This news article describes women's housing conditions, housing policy, and pilot programs to house poor women in Bangladesh. Although Bangladesh has a constitution that reinforces the equal status of women, in practice, men dominate and patrilineal customs determine inheritance and property rights. Religious affiliation also determines land tenure and inheritance. Muslim women can inherit 12.5% of their husband's property if there are children. 25% is inherited if wives are without children. Hindu women without sons can inherit their husband's property, but not parental property. Many families refuse to release property to women without a fight. Women, regardless of ownership of land, rarely control or use their land. The custom of requiring men to maintain wives during the marriage, and daughters until marriage, creates obstacles to women's decision making about property. Without collateral and other security women are unable to secure bank loans. Many women are also constrained by the requirement of male consent or guarantees for bank transactions. Banks do not have a gender responsive criteria for selecting loan recipients. The government does not provide sufficient housing to satisfy the growing housing needs due to population growth. Some housing is available from slum landlords. A National Housing Policy was formulated in 1993. Priority would be given to the housing needs of low income women in urban areas and women-headed households with income below the poverty line. The policy does not address the underlying factors that prevent equal access to housing for women. The government prepared a Human Settlement and Urban Development proposal for the Habitat II conference. The plan did not address gender issues. Special efforts are being made by nongovernmental groups to meet the housing needs of professional women and for some disadvantaged women.  相似文献

Adaptive skill is a central concept to understanding vocational behavior. In this study, a theory of behavioral functionality is proposed that describes the underlying structure of workplace adaptive skill. The propositions of the theory are formalized in a facet theory mapping sentence, then 12 adaptive skills are assessed on a group of career inexperienced individuals using a structured interview methodology. Smallest space analysis applied to the interview ratings reveals a three-dimensional structure of behavioral functionality. After refinements are made to the theoretical framework, we explore the implications of our findings for understanding the development of adaptive skills in the workplace and for contributing knowledge to the field of vocational behavior.  相似文献
