Employment Qualifications,Person–Job Fit,Underemployment Attributions,and Hiring Recommendations: A three‐study investigation

Using an experimental design across three studies and four samples, we investigated the effects of employment qualification level (i.e., underqualified, adequately qualified, or overqualified) on hiring recommendations, and how the relationship was influenced by person–job (P‐J) fit and underemployment attributions. In Study 1, we tested and found support for the strength and effectiveness of the employment qualification level manipulation. In Study 2, the results demonstrated that overqualified applicants received higher ratings on objective P‐J fit, subjective P‐J fit, and hiring recommendations than underqualified applicants. Also, overqualified applicants were rated higher on objective and subjective P‐J fit than adequately qualified applicants. However, the results indicated no significant differences between adequately qualified and overqualified applicants on hiring recommendations. Finally, P‐J fit was found to fully mediate the employment qualification level–hiring recommendation relationship, but only subjective P‐J fit (i.e., and not objective P‐J fit) was a significant mediator. In Study 3, we assessed the potential effects of underemployment attribution (i.e., internal‐controllable vs. external‐uncontrollable) on interviewer hiring recommendation. Results demonstrated that applicants who made an external‐uncontrollable attribution for their overqualification were perceived negatively and received lower ratings on hiring recommendations than applicants who made an internal‐controllable attribution for their underemployment. Furthermore, the underemployment attribution‐hiring recommendation relationship was found to be fully mediated by subjective (but not objective) P‐J fit. Contributions of these results to theory, research, and practice, strengths and limitations, and directions for future research are discussed. 相似文献

Mentoring is prototypically intended to advance the personal and professional growth of new employees at work. Although meta‐analyses have found that receiving mentoring can result in beneficial outcomes for employees' career success, employees may perceive barriers to obtaining a mentor. The present research examined antecedents and consequences to perceived barriers to mentoring in business and administrative jobs in a field study over 2 years. Socioeconomic origin, positive affectivity, organizational development culture, and previous mentoring experience predicted perceived barriers to mentoring after 2 years. New employees' perceived barriers to mentoring at Time 1 predicted changes in mentoring received and income after 2 years. Implications of this study, including a proposed mentoring training program, and directions for future research are discussed. 相似文献

This two‐sample investigation examined the influence of perceived resources on the form and magnitude of the relationships between accountability for others (AFO) and job tension and job satisfaction. Employing resource theory, we hypothesized that the non‐linear relationship between AFO and job tension would surface only for individuals high in perceived resources, whereas the association between these constructs would be positive and linear for individuals low in perceived resources. A similar relationship was hypothesized for AFO and job satisfaction in which the non‐linear effect would arise for individuals high in perceived resources, and negative linear effects would emerge for those low in perceived resources. Data from two samples (N= 201; N= 182) provided support and replication for the hypotheses. Implications of the results and directions for future research are discussed. 相似文献

The study examines the effects of a subtype of personal resources (i.e., emotional resources) on emotional labor strategies. We examined 2 variables, emotional intelligence and negative affectivity, as proxies for emotional resources. Largely consistent with predictions, results indicated that individuals with a high level of emotional resources (indicated by high emotional intelligence) are more likely than others to deep act, and individuals with comparatively low emotional resources (indicated by high negative affectivity) are more likely than others to surface act. The differential effects of surface acting and deep acting on strain and job satisfaction were examined. Depressed mood was found to mediate the relationship between surface acting and job satisfaction. 相似文献

The effect of item content overlap on organizational commitment questionnaire--turnover cognitions relationships 总被引:1,自引:0,他引:1
This study examined the effect of overlapping scale content when certain items in the Organizational Commitment Questionnaire (OCQ) are used to predict turnover cognition measures. Analyses of judgmental data collected from 25 subject matter experts suggested that 6 OCQ items reflected a desire or an intent to retain membership in one's organization. Confirmatory factor analyses of survey data from 172 master of business administration alumni showed that the 6 OCQ retention items shared overlapping content with turnover cognitions items. Hierarchical multiple regression analyses of survey data from 330 hotel managers showed that (a) removing the 6 OCQ retention items caused a significant decrease in the variance explained in a measure of turnover cognitions and (b) the size of this effect is larger than that suggested by previous work. 相似文献

Affective personality and the content of emotional social support: coping in organizations. 总被引:6,自引:0,他引:6
This field study extended previous research by simultaneously examining the influence of affective personality on 4 dimensions of emotional social support and job burnout. Furthermore, the dimensions of emotional social support were examined as to their differential effects on the components of burnout. Results suggest that affective personality characteristics are associated with emotional social support as well as burnout dimensions. Results also indicate that some types of emotional social support appear to guard against burnout, whereas other types appear to contribute to the burnout experience. These findings suggest that types of emotional social support may have different personality antecedents and that distinct dimensions of social support have differential consequences in regard to burnout. Suggestions for future research are offered. 相似文献

This research examined the interaction of organizational politics perceptions and employee age on job performance in 3 studies. On the basis of conservation of resources theory, the authors predicted that perceptions of politics would demonstrate their most detrimental effects on job performance for older workers. Results across the 3 studies provided strong support for the hypothesis that increases in politics perceptions are associated with decreases in job performance for older employees and that perceptions of politics do not affect younger employees' performance. Veterans are having a difficult time reintegrating back into the civilian sector following their service, with nearly 44% reporting some type of problem. The experienced stress and resultant strain associated with this reintegration may be caused by an incongruence between veterans’ military identities and their civilian work environments, a form of strain we term veteran identity strain (Vet-IS). To better understand the experienced strain associated with incongruent veteran and civilian work identities, we examine the effects of military rank on Vet-IS, the moderating role of political skill on the relationship between rank and Vet-IS, and how this relationship affects the outcomes of work intensity and vigor. A mediated moderation analysis of 251 veterans provided support for most study hypotheses, which predicted that rank would have an indirect effect on work intensity and vigor through Vet-IS, conditional upon veterans’ levels of political skill. Contributions and future research directions are discussed. 相似文献
