This study examined the influence of attitudes and self-monitoring on leniency (elevation accuracy) of performance ratings and personnel decisions. In addition, moderating effects of self-monitoring on the relationship between attitudes and accuracy of ratings and decisions were investigated. Attitudes and self-monitoring tendency of 210 managers-professionals were measured, and ratings provided and decisions made by them were used to test 3 sets of hypotheses. Moderated regression and follow-up split-group analyses indicated that self-monitoring moderated the relationship between attitudes toward accurate appraisal and rating accuracy. Self-monitoring significantly influenced rating and decision accuracy such that accuracy declined with increasing level of self-monitoring. Results highlight the influence of rater's personality on appraisal behaviors. Implications of results and directions for future research are discussed.  相似文献

Interest and research on academic misconduct has become more salient in part due to recent publicized academic and organizational scandals. The current study investigated a possible interaction between perception of the university's academic culture and personality, conceptualized as Reliability, on students' perceptions of academic misconduct. A convenience sample of 217 university business students (91 men, 126 women), whose average age was 22.3 yr. (SD = 4.4) was tested. Reliability was measured with an occupational scale included in the Hogan Personality Inventory. Two hierarchical regression analyses were conducted using Cheating Intentions and Likelihood of Reporting Cheating as criteria. Age, Reliability, Integrity Culture, and the interaction between scores on Reliability and Integrity Culture were entered as predictors. Only Age and Reliability scores were significant predictors of Cheating Intentions, while all variables were significant predictors for Likelihood of Reporting Cheating. Suggestions for practice and research are provided.  相似文献

Purpose

This study examined how proactive personality interacts with inter-role conflict, measured as work?Cfamily conflict and family?Cwork conflict, to predict burnout, measured as emotional exhaustion, depersonalization, and reduced personal accomplishment.

Design/Methodology/Approach

Participants were 171 clerical employees. Hierarchical multiple regression was used to test whether proactive personality moderated the relationship between inter-role conflict and forms of burnout.

Findings

Family?Cwork conflict was not associated with burnout, but work?Cfamily conflict explained 30% of unique variance in emotional exhaustion and 9% in depersonalization. Proactive personality explained 12% of variance in personal accomplishment. Three-way interactions indicated that at high levels of work??family conflict and family??work conflict, proactive individuals reported lower levels of emotional exhaustion and personal accomplishment and higher levels of depersonalization than less proactive individuals.

Implications

While previous research has generally documented the virtues of proactive personality, our research indicates that when simultaneously faced with work?Cfamily and family?Cwork conflict, individuals with proactive personality experience more depersonalization and less personal accomplishment relative to less proactive individuals. Overall, results of three-way interactions imply that while a certain level of proactive personality may be necessary to buffer feelings of emotional exhaustion, beyond a certain level, proactive personality may lead one to experience higher levels of depersonalization and reduced personal accomplishment.

Originality/Value

This study extends previous research by examining the influence of two types of inter-role conflict on all three dimensions of burnout. It also responds to calls for additional research on potential moderators, buffers, or even antidotes to stress by examining how proactive personality interacts with stressors.  相似文献

This study examined how competition within teams influences which type of achievement goals employees adopt. We studied how dispositional learning-goal and performance-goal orientation interact with team-level competition and predict whether team members adopt state learning or performance achievement goals. State achievement goals, in turn, were proximal antecedents of two outcome measures: job-related self-efficacy and supervisory ratings of job performance. The participants were 502 employees and 55 supervisors. Results confirmed that competition was positively associated with state performance goals. Trait performance-goal orientation influenced whether competition was negatively associated with state learning goals. In highly competitive teams, trait performance-goal orientation was negatively related to state learning goals, whereas in less competitive teams, a performance-goal orientation was positively related to state learning goals.  相似文献

The authors, in two experiments, investigated the influence of the sex and attractiveness of applicants for male and female sex-typed jobs on selection decisions made by low and high self-monitors. In both experiments, attractiveness and the congruence between applicants' sex and the sex type of the job influenced selection decisions. In addition, high self-monitors were more influenced by attractiveness and sex of the applicant when hiring for sex-typed jobs than low self-monitors, but this difference in hiring pattern was not evident when the job was gender neutral. Results indicate that job applicants may encounter different employment opportunities as a function of their sex, their physical attractiveness, the sex type of the job, and the self-monitoring level of the decision maker. Implications of results are discussed and suggestions for future research are offered.  相似文献

Promotions in organizations traditionally have represented the principal measure of career success, and they tend to be based on evaluations or judgments of employees' promotability made by supervisors. Yet theory and research on the antecedents of promotability judgments have presented an inconsistent and ambiguous picture of just what factors are best predictive of such evaluations. In the present investigation, longitudinal data obtained from supervisors of professional employees were used to rigorously test the relative influence of task and contextual performance on judgments of promotability. Results indicate that task and contextual performance not only explain unique variance in judgments of promotability but also interact, such that subordinates who excel in task performance and in the job dedication aspect of contextual performance are judged more suitable for promotion than subordinates who excel in one but not in the other. Implications of results are discussed and future research directions are offered.  相似文献

Academic misconduct is widespread in schools, colleges, and universities and it appears to be an international phenomenon that also spills over into the workplace (Nonis and Swift 2001; Sims 1993; Stone et al. 2011). To this end, while a great deal of research has investigated various individual components such as, demographic, personality and situational factors that contribute to cheating, research has yet to examine why students help others cheat and which students are being asked to help others cheat. In this study, we investigated if the closeness of the relationship to the individual requesting help in cheating to the individual being asked to help cheat, influenced the decision to help cheat. We also investigated if past cheating behavior predicted how an individual would respond to requests to cheat. Additionally, we sought to answer the following questions; whether minor cheating is more prevalent than serious cheating, what personality factors predict helping others cheat, who is helped, and how people rationalize helping others cheat. Results indicate minor cheating to be more prevalent, prudent personalities are less likely to have cheated or to help others cheat, individuals are more likely to help friends cheat than to help strangers, and past cheating behaviors is indicative of helping others to cheat. Implications for research and practice are discussed.  相似文献

The relationship between personality and helping behaviors in three different contexts was examined in a field study. In a sample of 178 employees from three professional organizations, measures of the Big Five Personality factors were found to be related to discretionary helping behaviors performed in the context of one's home, workplace and the larger society. Collectively, the five personality factors accounted for 7% of the variance in Household Activities and Chores, 26% of the variance in Organizational Citizenship Behaviors and 10% of the variance in Volunteerism. We examined gender differences in supervisor ratings of overall job performance and 37 performance dimensions. Based on data from a large, diverse sample of managers (= 3,367) and nonmanagers (= 9,670), we found that gender had only minimal effects on ratings for a small number of specific job performance dimensions. This was generally true regardless of whether the job performance dimension was more agentic or communal in nature, whether the job was a managerial or a nonmanagerial position, and regardless of the proportion of men or women that traditionally occupy a specific job. Overall, our results are more consistent with the gender similarities hypothesis than the agency/communion paradigm, role congruity theory, and the lack of fit model. We discuss future research avenues and implications.  相似文献
