作为一种促进员工社会化和职业发展的工具, 导师制已在各类企业中得到了广泛应用。然而, 近些年员工工作需求以及组织工作方式的变化分别对导师指导行为的作用结果和指导内容产生了冲击。一方面, 传统导师指导行为作用的研究大多限于员工职业结果; 另一方面, 传统导师制的研究仍停留在一对一的指导, 忽略了针对徒弟群体的指导。为此, 将在现实观察和理论回顾的基础上, 首先提出多水平导师指导行为的概念, 包括为徒弟群提供“一致性”指导的“群体水平指导行为”与为单个徒弟提供“差异化”指导的“个体水平指导行为”; 然后, 检验自我效能与群体认同在多水平导师指导行为对徒弟个体和徒弟群体的工作绩效与非职业结果影响的中介机制, 以及不同水平导师指导行为对徒弟(群)结果的跨层交互效应。以期填补过去导师制在作用结果(仅仅关注职业结果)和指导内容(忽略群体水平)研究上的不足, 并为企业有效实施导师制提供启示与帮助。 相似文献

基于领导-团队匹配的视角,研究以133名领导和645名成员的团队配对数据,采用二次多项式回归与响应面分析对领导工作投入与团队投入氛围的一致性匹配和不一致性匹配,以及团队满意度氛围如何影响团队绩效进行了探讨。结果发现:领导工作投入与团队投入氛围一致与不一致相比,团队绩效较好;并且一致性匹配具有加强效应,即当领导工作投入与团队投入氛围一致时,团队绩效随着双方投入的增加而提高;同时,团队满意度氛围在领导-团队投入的一致性匹配与团队绩效的线性关系中起到部分中介作用。 相似文献

本研究旨在探讨组织认同和领导认同在魅力型领导对下属工作投入的影响过程中的中介机制。全文以魅力型领导和认同感理论为基础,以来自国内多家企业的252名员工为样本进行数据分析,结果发现下属的组织认同和领导认同作为认同感的双维构念在魅力型领导对下属工作投入的影响过程中具有中介作用。其中,组织认同在此过程中具有部分中介作用,而领导认同则发挥完全中介作用,而且组织认同和领导认同在此过程中同时存在,互不排斥。 相似文献

This research explores the relationships among personal accomplish- ment, mentoring, affect, creative self-efficacy, and creative involvement. With a sample of working adults (N = 242), structural equation modeling results revealed that the data fit the theoretical model well in that creative self-efficacy fully mediated the relationships between personal accomplishment and creative work involvement and between mentoring and creative work involvement. Hierarchical regression analyses demonstrated that positive affect moderated the relationship between personal accomplishment and creative self-efficacy but negative affect did not, signifying that positive affect may be a necessary situational factor to optimize the personal accomplishment-creative self-efficacy link. In contrast, negative but not positive affect moderated the link between mentoring experiences and creative self-efficacy, suggesting that mentoring experiences associated with negative affect situationally may have been likely to have a significant consequence in weakening creative self-efficacy. The findings expand upon self-efficacy and mentoring theories by highlighting the importance of employing theoretically relevant moderating and mediating variables in research investigating the etiology of possible variables associated with vital workplace outcomes. 相似文献

This paper describes a developmental psychotherapy undertaken with a physically disabled latency boy, with a background of significant developmental deficits and multiple psychological trauma, diagnosed by CAMHS as being on the autistic spectrum. Using an assessment framework following Anna Freud’s conceptualisation of developmental lines, pathology as a deviation from the norm was formulated. Assessments using standard psychological tests were made at the beginning, in the middle, and at the end of his therapy, in order to study the changes in his personality development. Standard assessment findings were also used to portray the fragmentation of the boy’s psyche in a concrete fashion, in order to facilitate his re-integration. 相似文献

This study evaluated outcomes of a therapeutic gardening project in a community mental health center. The authors worked with 20 adults with severe mental illnesses, to plan, build, and care for raised-bed gardens. Targets for recovery-oriented outcomes related to personal responsibility, emotional and physical well-being, and socialization, were established in advance. Achievement of outcomes was measured using quantitative and qualitative methodology. Results indicated that the program supported recovery. Participants demonstrated significant improvement in mood and markedly higher levels of involvement and spontaneity, when engaged in gardening. The work discusses the effectiveness of the counselling treatment to enhance student academic success. The participants were randomly assigned to either an experimental group (66 students who had completed counselling treatment) or a wait-list comparison group (44 students). New York: John Wiley] were applied before and after the counselling sessions. Data show statistically significant decrease in the ASR clinical scales for both internalising and externalising problems after counselling as well as in the OQ-45 scores for distress symptoms and relationship difficulties. 为探讨老年人工作与幸福感的关系,并对其机制作出解释,本研究利用中国家庭追踪调查(CFPS)数据,选取具有城镇户籍、60~69周岁的男性和50~69周岁的女性,形成3406人的样本,通过独立样本t检验和回归发现,我国城镇低龄退休老年人工作与幸福感负相关;交互效应分析指出这种关系随着老年人社会地位的提高逐渐弱化;工作对幸福感的中介效应分析结果显示,经济收入、人际交往、积极心态中介效应不显著,闲暇活动中介效应显著。因此,由前三者构成的工作对幸福感的正效应无法抵消因为闲暇损失所造成的负效应。 相似文献

艾勒悖论的第一项决策任务属于三结果决策任务,这对齐当别模型以及鉴别其不同判断任务间的优势都具有特殊意义。本研究通过3项子研究系统的探讨了不同表征方式("最好-最坏","好-坏")、不同判断任务(经典判断任务与联合判断任务)、不同数量级的结果值(万元级、百万元级以及亿元级)以及不同决策情境(迫选,非迫选)上,齐当别模型对艾勒悖论的解释力。结果显示:无论是迫选情境还是非迫选情境,经典的艾勒悖论均可被齐当别模型解释,但应基于"好-坏"而非"最好-最坏"表征维度;齐当别模型的联合判断任务在三结果决策任务上的预测力也再次被证明优于经典判断任务。 相似文献
