This study examines how the supervisor-focused procedural justice (SPJ) mediates the effect of benevolent paternalistic leadership on supervisor-directed organizational citizenship behaviour (OCBS) across employees with different types of leader-referenced relational-self. We use leader identification and traditionality to operationalize the concept of leader-referenced relational-self. Significant three-way interaction effects in both the leadership-SPJ and the SPJ–OCBS relationships are found. The SPJ-mediated effect of benevolent paternalistic leadership on OCBS is significant among employees whose leader identification and traditionality range from average to high levels. The findings suggest that leader-referenced relational-self is more complex than leader identification. Limitations, the implications for theory, research, and practice are discussed. 相似文献

Group cohesion and affective commitment have shown to have critical relevance to military organizations in particular. The relationship between cohesion and affective commitment is established, and the two constructs share a number of common organizational antecedents and employee outcomes. The authors explored the relationship between cohesion and affective commitment in a model that incorporates antecedents (effectiveness of immediate leadership and procedural justice) and consequences (organizational citizenship behaviors [OCBs] and turnover intentions) common to both. Respondents (N = 714, 102 women, 612 men) were Canadian Army personnel. The models suggest that cohesion partially mediates the relationships between (a) perceptions of immediate leadership and affective commitment to the Army and (b) perceptions of unit procedural justice and affective commitment to the Army. Furthermore, affective commitment to the Army partially mediates the relationship between unit cohesion and turnover intentions but fully mediates the relationship between unit cohesion and OCBs. This model helps explain some common variance between unit cohesion and organizational affective commitment. 相似文献

Recent research suggests that a just world view may promote good health while low belief in a just world may deleteriously affect well-being. However, this research is limited in that specific components of justice beliefs that are important to health are not well articulated. Additionally, many potential pathways linking perceived fairness to physical health remain largely unexplored. In the present study, we examined how individual differences in both distributive (outcomes and allocations) and procedural (rules and processes) just world beliefs are associated with stress and health behavior. Participants were recruited from two universities (N = 426) to complete individual differences measures of procedural and distributive just world beliefs, and also measures of perceived stress, health behavior, and physical symptoms. Results suggested that procedural, but not distributive just world views were important to well-being. In particular, belief in a procedurally just world was associated directly with lower perceived stress, and also indirectly with adaptive health behaviors and fewer physical health complaints. In general, these results suggest that beliefs about a procedurally just world may be particularly important to well-being, while also suggesting specific directions and mechanisms for future attempts at developing justice-oriented health interventions. 相似文献

The cognitive and motor behavior that people perform in the course of pursuing a goal can induce a mind-set that persists to influence the strategy they use to attain very different goals in unrelated situations. Although the strategies governed by a mind-set are typically applied consciously and deliberately, they are performed without awareness of the reasons for their selection. Inequity in its many forms has been the subject of a number of empirical research efforts. Results show that positive inequity, an over-benefited condition, and negative inequity, an under-benefited condition, have divergent effects on subsequent affects and behavioral tendencies. We embed equity treatments within a motivational structure to predict reactions to a quasi-shopping experience in which these methods operate in concert. Interaction effects—predicted by procedural justice considerations as well as instrumentally based arguments—are also tested whereby technical motivation is crossed with the equity conditions. In testing, an online experiment was created incorporating pre- and posttreatment measures. While completing a hypothetical sale, respondents received either an unanticipated, completed coupon field (the over-benefited group), an uncompleted, empty coupon field (the under-benefited group), or were not prompted with a coupon field (the control group). Results showed strong negative effects on postexposure satisfaction, intention, and desire to complete the purchase in the empty coupon field group, and similar positive effects in the completed coupon field group. Moreover, a model linking preexposure variables (expectations and technical sophistication) to postexposure measures was supported indicating carry-through effects. Lastly, procedural justice and instrumental predictions received mixed support when testing for the interaction between technical motivation and inequity. Results showed that, for those in the under-benefited group, there was only a slight tendency for those with higher levels of technical sophistication to report greater satisfaction; however a strong tendency was found for the same individuals to report a lower likelihood of completing the purchase. Results of two studies indicated that tasting a familiar product designed to be refreshing (iced tea), without knowledge of the brand, induced positive affect, as did the gift-of-candy (not consumed) induction, used in many previous studies. As compared to controls, these participants showed more positive affect as reflected by 5 implicit measures and 2~explicit ratings of the refreshingness and pleasingness of the product. They performed significantly better on items from the Remote Associates Test (a test of creativity), generated more unusual and more pleasant first associates to a randomly selected letter of the alphabet, and to neutral words (the implicit measures). Results also indicated that similar affect did not arise when participants tasted a less liked, unfamiliar, brand of iced tea, without knowledge of the brand. However, when the brand name (a known brand) of that tea was presented with the less liked product sample, people who tasted that same tea showed positive affect responses on the implicit measures of affect and also explicitly rated the tea as more refreshing and pleasing than the unbranded version of the same tea. 相似文献

A critique is offered of the paper on non-interpretive mechanisms in psychoanalytic therapy by the Process of Change Study Group (Stern et al., 1998a). The attention paid to procedural learning and to the need to attend to implicit relational knowledge is welcomed but a number of the group's assumptions are questioned. In particular, it is argued that the differences between mother-infant and therapist-patient relationships are inadequately considered, that the polarisation of non-symbolic and verbal memory is unhelpful and that the separation of the therapy relationship into three strands is problematic. The assumption that pursuing the goal of intersubjective understanding is in itself therapeutic is questioned. It is suggested that the recognition of the importance of implicit relational knowledge calls for a wider reappraisal of important aspects of theory and practice and that direct means of making such knowledge explicit should be considered. 相似文献
