服务型领导被以往大量研究证实能够对下属产生积极的影响效果。然而, 我们对服务型领导如何影响领导者自己还知之甚少。基于此, 文章根据工作-家庭资源模型, 探讨了服务型领导的收益与代价。采用经验抽样法, 对广州市76名企业单位中的主管进行为期5天的日记研究, 并运用多层线性模型进行数据分析。结果表明:主管每日从事服务型领导行为既可以产生更多的积极情绪, 从而改善工作-家庭关系, 又可能会引发资源损耗, 从而恶化了工作-家庭关系。主管感知的组织支持是服务型领导行为双刃剑效应的“门阀”, 当主管感知到高的组织支持时, 从事服务型领导行为会带来更多的积极情绪, 而当主管感知到低的组织支持时, 从事服务型领导行为可能更容易增加资源损耗。以上结果能拓宽我们对服务型领导影响效果的认识, 并为如何干预服务型领导行为提供一些新的启发。 相似文献

研究旨在考察个体在选择职业时是否会为了更好的环境条件(组织、城市)而降低对兴趣的要求。对63名大学生被试开展了两个实验,采用在环境条件和兴趣水平上有不同程度差异的职位配对来模拟两难决策。结果发现:(1)对不同组织声望和兴趣水平的职位的选择无性别差异;(2)组织声望差距、组织声望差距与兴趣差距的交互作用能显著预测职位的选择;(3)对不同城市级别和兴趣水平的职位的选择有性别差异,男生比女生更少放弃兴趣;(4)兴趣差距、城市级别差距与兴趣差距的交互作用能预测男生的选择,只有兴趣差距能预测女生的选择。结论:个体会为了更好的环境而或多或少在兴趣方面妥协。 相似文献

为探讨利他动机、组织认同和组织支持感对知识共享的影响,选取北京市不同学区的20所中小学校的教师进行问卷调查,使用利他行为问卷、组织认同问卷、组织支持感问卷和知识共享问卷获得有效数据1342份。结果发现:(1)中小学教师的利他动机对其知识共享具有显著的正向预测作用;(2)组织认同在中小学教师利他动机与知识共享之间起到调节作用;(3)组织支持感对中小学教师利他动机与组织认同对知识共享的交互效应具有高阶调节作用。本研究检验了个体因素(利他动机)与组织因素(组织认同、组织支持感)变量对知识共享的共同作用,对提升中小学教师知识共享具有一定的指导作用。 相似文献

Converging evidence supports a distributed-plus-hub view of semantic processing, in which there are distributed modular semantic sub-systems (e.g., for shape, colour, and action) connected to an amodal semantic hub. Furthermore, object semantic processing of colour and shape, and lexical reading and identification, are processed mainly along the ventral stream, while action semantic processing occurs mainly along the dorsal stream. In Experiment 1, participants read a prime word that required imagining either the object or action referent, and then named a lexical word target. In Experiments 2 and 3, participants performed a lexical decision task (LDT) with the same targets as in Experiment 1, in the presence of foils that were legal nonwords (NW; Experiment 2) or pseudohomophones (PH; Experiment 3). Semantic priming was similar in effect size regardless of prime type for naming, but was greater for object primes than action primes for the LDT with PH foils, suggesting a shared-stream advantage when the task demands focus on orthographic lexical processing. Long-running multi-faceted intervention studies are particularly problematic in large complex organizations where traditional methods prove too resource intensive and can yield inaccurate and incomplete findings. This paper describes the first use of, longitudinal tracer methodology (LTM), a realist approach to evaluation, to examine the links between multiple complex intervention activities (processes) and their outcomes on a construction megaproject. LTM is especially useful when the researcher has little control over intervention delivery but has evidence drawn from multiple sources to evaluate the intervention activities effects over time. This methodology has rarely been deployed in complex organizational settings and not on a construction megaproject. This paper presents a case study of its use over a period of three years, on 24 construction sites forming London’s Thames Tideway Tunnel (Tideway) megaproject. The study examines the “transformational” power of occupational safety and health (OSH) interventions across the multiple organizations and supply chains in the megaproject. The study shows how the method can be adapted in-flight to accommodate shifting lines of inquiry as the intervention activities progress and change. This feature along with its resource-efficient operation, make it an attractive option where interventions are likely to have differential effects across multiple sites of enactment. 相似文献

In this paper, we focussed on Greek employees that are heavily affected by austerity-led organizational changes, and studied whether job crafting (defined as seeking resources, seeking challenges, reducing demands) helps them deal with these changes. In the first, cross-sectional study we examined whether job crafting relates to adaptive performance, and whether individuals’ assessment of changes moderates this relationship. The results showed that the relationship between reducing demands and adaptive performance was positive for those assessing the changes more positively, and negative for those assessing them more negatively. This interaction was replicated in the second, quasi-experimental field study, where we examined the effects of an intervention designed to help employees deal with organizational changes and increase their well-being, adaptive performance and openness to such changes by stimulating job crafting behaviours. Participants received training and worked for 3 weeks on self-set job crafting goals. The intervention was effective in increasing reducing demands, positive affect and openness to change. Moreover, it had a positive effect on openness to change and adaptive performance through positive effect, but a negative effect on adaptive performance through reducing demands. Thus, the intervention facilitated to some extent employee functioning under unfavourable working conditions that result from austerity measures. 相似文献

The present study aimed to identify organizational climate dimensions that are salient for police investigation performance and to explicate the mechanisms of the relationship between organizational climate and investigation performance. We conducted 38 semistructured interviews with participants at three job levels of police investigative work (chiefs of police, n = 11, senior investigating officers, n = 14, detectives, n = 13) in 11 Norwegian police districts. We analyzed the interview data by using a model of organizational climate based on the competing values framework (Quinn & Rohrbaugh, 1983). Two types of climate, human relations climate and rational goal climate, were perceived to enhance investigation performance. The findings indicate that a human relations climate enhances investigation performance by developing collective human capital and by supporting internal and external cooperation and coordination of resources. Moreover, the findings suggest that a rational goal climate increases investigation performance by encouraging planning, goal setting, and task focus. 相似文献
