Despite the vast amount of research on creativity and organizational citizenship behavior (OCB), little knowledge has been accumulated with respect to underlying mechanisms and boundary conditions affecting team creative performance and change OCB. To fill this research gap, this study aims at proposing and testing a moderated mediation model that delineates the relationships among positive group affective tone (PGAT), team reflexivity, team leader transformational leadership, team creative performance, and team change OCB. As hypothesized, PGAT was positively associated with team reflexivity, which in turn significantly predicted team creative performance and change OCB. In addition, the relationship between PGAT and team reflexivity and the indirect effects of PGAT on team creative performance and change OCB through team reflexivity were more pronounced when team leader transformational leadership was high than when it was low. These findings were validated in a post hoc analysis that compared the proposed moderated mediation model with alternative models.  相似文献

In resurgence, conventionally a target response is trained and then extinguished while some alternative response is reinforced. In the most common procedure, when the latter is extinguished, the former resurges. The present experiments examined resurgence after two responses were trained sequentially and subsequently extinguished. In Experiments 1 and 2, keypecking to one key was trained and then extinguished as keypecking to a different key was trained then later extinguished. In both experiments, regardless of the spatial location of the different keys, the last‐trained response resurged before the first‐trained one. The results were replicated in Experiment 3 where reinforcement rate of the first‐trained response was four times that of the second‐trained response. The results in conjunction with earlier experiments suggest that resurgence occurs hierarchically, although whether more or less recently trained target responses resurge first or later may depend on both current and historical variables. The results also raise questions about the interpretation of responding on a control key that sometimes is included in resurgence experiments to isolate resurgence from extinction‐induced responding.  相似文献

In this quasi-experimental study, we examine the alignment of a job redesign initiative with leadership training aimed at increasing supervisors’ opportunities for providing support to employees. In addition, we examine intervention-mediated effects on climate for innovation through increases in perceived supervisor support. To test the hypothesized process, we used employee ratings (N = 524) of perceived supervisor support and climate for innovation collected at three time points over 2 years in the home help services in seven Swedish municipalities. Results of latent growth curve analyses showed that employees in the intervention group had a stronger and positive slope of perceived supervisor support relative to the comparison group. Further, the growth trajectories of perceived supervisor support were positively associated with climate for innovation at the 24-month follow-up. The study contributes to the human resource management literature by showing that alignment of employment practices such as training with work practices such as job redesign may be a promising strategy for achieving positive outcomes at multiple levels in organizations.  相似文献

We developed and tested a moderated mediation model of the relationship between authoritarian leadership and desirable employee performance (i.e., job performance and organization-directed citizenship behaviour, OCBO). Analyses of multilevel, multisource and data from 53 supervisors and 215 subordinates showed that relational identification mediated the time-lagged relationship between authoritarian leadership and job performance and OCBO. Authoritarian leadership has a weaker negative relationship with relational identification when group traditionality is relatively high, and this moderated relationship produces a stronger indirect relationship between authoritarian leadership and job performance and OCBO. These findings extend our understanding of the relationship between authoritarian leadership and employee performance outcomes and suggest ways organizations may seek to mitigate the extent to which authoritarian leadership hampers employees’ contributions.  相似文献

Our study contributes to research exploring the differential antecedents of employee promotive and prohibitive voice. We first examined the mediating role of employee felt responsibility for constructive change (FRCC) in the positive relationship between servant leadership and their prohibitive and promotive voice. We then tested the differential moderating effects of employee dispositional avoidance-approach orientation, where the indirect effect of servant leadership on prohibitive voice is weakened for the high avoidance-motivated, and the indirect effect of servant leadership on promotive voice is weakened for the high approach-motivated. To test our hypotheses, multi-source data were collected from 231 supervisor-supervisee dyads working in a range of companies and sectors in the Kingdom of Saudi Arabia. As predicted, employee FRCC mediates the positive relationship between servant leadership and prohibitive voice and these indirect effects are significantly weaker for the high avoidance-motivated. We did not observe the predicted weakening effects of high approach-motivation on the indirect relationship between servant leadership and promotive voice. It seems servant leaders may be less influential for those avoidance-motivated individuals already predisposed to enact prohibitive forms of voice, such as voicing concerns about harmful organizational processes and practices. Implications for social exchange and role theories, and managerial practice, are discussed.  相似文献

通过构建有调节的中介模型,本研究揭示了悖论型领导“如何”影响员工工作投入以及影响“何时”更弱或更强。在3个时点收集了320份员工数据,结果表明:(1)悖论型领导正向影响员工的工作投入;(2)心理授权部分中介了悖论型领导对工作投入的影响;(3)工作复杂性调节了悖论型领导对员工心理授权的影响;(4)工作复杂性调节了心理授权在悖论型领导与工作投入之间的中介作用。以上结论能为管理者促进员工的工作投入提供指导。  相似文献

从团队创新内在动力视角出发,考察了群体潜能与团队绩效间的关系,并探索了转换型领导力对该作用过程的影响。研究发现:群体潜能与团队创新绩效有显著的正相关关系,该关系受到转换型领导力的调节,高水平的转换型领导力会增强两者的联系,低水平的转换型领导力会减弱两者的联系。  相似文献
