Recently, shorter assessments have emerged as potential alternatives for more resourceful traditional selection approaches. Multiple, speeded assessments (MSAs) represent such an alternative. In MSAs, candidates participate in a large number of short (a maximum of 5 min), behavioral simulations in which they face a variety of job situations. Initial psychometric evidence on the validity of MSAs is promising. Yet, validity represents only one piece of evidence. It is not known whether MSAs disadvantage specific subgroups, which may inhibit diversity. There is also no information on candidates' experience of going through an MSA, which is pivotal for the attractiveness of the organization's selection process. Therefore, this study investigates an MSA in terms of subgroup differences (gender and nationality) and applicant perceptions. Master of Business Administration (MBA) students (N = 96) proceeded through 18 short role-plays sampling junior management situations. Score differences between men and women were negligible. Yet, there were large score differences between national citizens and foreigners. There was no evidence for predictive bias for nationality, though. Of the applicant reaction measures, interpersonal treatment perceptions contributed most to overall fairness perceptions. These findings add to the evidence in support of MSAs, while also stressing to remain vigilant for potential score differences among subgroups.  相似文献

Job comparison research is critical to many human resources initiatives, such as transporting validity evidence. Job analysis methods often focus on critical attribute (e.g., tasks, work behaviors) overlap when assessing similarity, but profile similarity metrics represent an alternative or complementary approach for job comparisons. This paper utilizes Occupational Information Network (O*NET) data to establish a distribution of job profile correlations across all job pairs for five attributes – generalized work activities, knowledge, skills, abilities, and work styles. These correlations represent effect sizes, or degree of shared variance between jobs. Practitioners may reference these correlational distributions as benchmarks for gauging the practical significance of the observed degree of similarity between two jobs of interest compared to the broader world of work.  相似文献

The COVID-19 pandemic may have been a difficult time to join a new organization. Drawing on the feelings-as-information theory, this study explores how COVID-19 lockdown anxiety influenced newcomers' job satisfaction during their first few months of work. We tested 357 new employees working in 84 cities across China. We conducted a longitudinal study, and participants were invited to complete the same survey at two time points. Cross-lagged panel analysis was conducted to test our hypotheses. We confirmed that COVID-19 lockdown anxiety at Time 1 predicted less job satisfaction at Time 2, whereas the data did not support the idea of reverse causality. These findings suggest public health crises like the pandemic can impact newcomers' job satisfaction, especially during China's Zero-Covid Policy.  相似文献

When facing social exclusion, children seek to strengthen existing social connections and form new ones. This study asked whether they also make strategic choices about the targets of their affiliative goals. Three- to six-year-olds (N = 69; 36 female; mostly non-Hispanic White) observed characters acting inclusively or exclusively. All ages viewed excluders more negatively than includers, but only five- and six-year-olds preferred includers as play partners. Despite easily detecting and remembering exclusion events, younger children expressed no play partner preference. Children's verbal justifications revealed that older children choose partners more carefully and draw on a richer understanding of exclusion. More generally, the initial dissociation between social evaluation and preference formation underscores that these are distinct processes with different developmental trajectories.  相似文献

Infant and early childhood mental health consultation (IECMHC) in early care and education (ECE) settings is a promising approach to support young children. Although research on the effects of IECMHC is encouraging, it is limited by the complexities of the systems in which IECMHC is implemented and the variability in IECMHC models. The current study aims to clearly articulate a statewide, child-focused, short-term IECMHC model, assess consultee satisfaction, examine the effects of consultation on children's functioning in the school and home settings, and evaluate changes in teacher perceptions associated with expulsion risk following consultation. In total, 268 children ages 1–5 (69% White, 75% male) and their family and school caregivers participated in consultation in a New England state, and 95 children and caregivers were included in an evaluation subsample. Of this subsample, teachers and ECE administrators, but not families, indicated significant improvement in children's functioning from referral to end of consultation. There was also a significant decrease in children's risk of expulsion, as measured by teachers’ perceptions associated with expulsion decisions. This study contributes to the IECMHC literature by providing results specific to a child-focused model of consultation and highlighting the possible role of adult attributions for children in ECE.  相似文献

The misclassification error distance and the adjusted Rand index are two of the most common criteria used to evaluate the performance of clustering algorithms. This paper provides an in-depth comparison of the two criteria, with the aim of better understand exactly what they measure, their properties and their differences. Starting from their population origins, the investigation includes many data analysis examples and the study of particular cases in great detail. In this study, we investigated how children evaluate gossipers. There are two conflicting ways in which children evaluate the gossiper of negative gossip about another person. One is that they perceive the gossiper of negative gossip as bad because saying something negative about another person can be seen as indirect aggression. The other is that they perceive the gossiper of negative gossip as good because such gossip is beneficial to regulate their relationship with the gossip's target. To address the issue, we asked 7- and 8-year-olds to choose the gossiper of negative gossip or the gossiper of neutral gossip as a cooperative partner and to distribute resources between the gossipers. We found that the children often did not choose the gossiper of negative gossip as a partner and did not distribute many resources to her, indicating a perception of the negative gossiper as bad. This suggests that children's evaluation of a gossiper is influenced by the valence of gossip rather than the value of gossip.  相似文献

In this research, we contribute to a nascent literature examining how cues to social class can guide voters' political judgments. Drawing upon and merging a voting-cues framework with the stereotype-content model, we test predictions that, relative to those from high-class backgrounds, candidates from lower- and working-class backgrounds will be perceived to be more ideologically liberal, warmer, and will be evaluated more positively. We test these predictions across four experimental studies (NStudy1 = 200; NStudy2 = 537; NStudy3 = 352; NStudy4 = 654) employing a candidate-evaluation paradigm; participants were presented with basic candidate background information, including cues to candidate class and other demographics, and were asked to read an excerpt from a speech before providing their judgments. Findings reveal that candidates from lower- and working-class backgrounds were perceived to be more liberal and warmer than those from high-class backgrounds. Additionally, we found that lower-class candidates were generally evaluated more positively than high-class candidates, and we found some evidence for evaluations across class to be moderated by participants' political ideology. These effects generally held across candidate gender and race. This work has important theoretical and practical implications offering insight into the social-class gap between the electorate and the largely elite elected policymakers.  相似文献

We study the psychology at the intersection of two social trends. First, as markets become increasingly specialized, consumers must increasingly defer to outside experts to decide among complex products. Second, people divide themselves increasingly into moral tribes, defining themselves in terms of shared values with their group and often seeing these values as being objectively right or wrong. We tested how and why these tribalistic tendencies affect consumers' willingness to defer to experts. We find that consumers are indeed tribalistic in which experts they find convincing, preferring products advocated by experts who share their moral values (Study 1), with this effect generalizing across product categories (books and electronics) and measures (purchase intentions, information‐seeking, willingness‐to‐pay, product attitudes, and consequential choices). We also establish the mechanisms underlying these effects: because many consumers believe moral matters to be objective facts, experts who disagree with those values are seen as less competent and therefore less believable (Studies 2 and 3), with this effect strongest among consumers who are high in their belief in objective moral truth (Study 4). Overall, these studies seek not only to establish dynamics of tribalistic deference to experts but also to identify which consumers are more or less likely to fall prey to these tribalistic tendencies.  相似文献

Based on a self‐regulatory approach, we propose that students searching for an internship following a high‐quality process will show greater search success. In a sample of 191 Belgian final year students looking for an internship, the quality of students’ search process was positively related to both self‐reported and objective search outcomes, beyond the mere intensity of their search. Specifically, reflection related positively to students’ satisfaction and perceived fit with their internship, as well as to organizations’ assessment of students’ internship performance. Planning related positively to the speed of finding an internship. Furthermore, the four search process quality dimensions explained incremental variance in these outcomes beyond a unidimensional measure of metacognitive activities, supporting the added value of our multidimensional approach.  相似文献
