This study probes the relationship between perceived external employability (i.e., the individual’s perception of available jobs on the external labour market) and affective commitment and performance within the framework of social exchange. An innovative feature is that we advance perceived external employability as a commodity of interdependent forward-looking exchange: employees who perceive themselves as externally employable anticipate successful exchange, which drives further responses, both relational (i.e., affective organizational commitment) and behavioural (i.e., performance). Strong features of this study are that we include (a) both the organization and the workgroup as foci of affective commitment, and (b) task, helping, and counterproductive behaviour as indicators of performance. Results from cross-lagged, structural equation modelling (SEM) analyses on two-wave survey data (= 458 Belgian employees) largely align with our idea: perceived external employability has a positive cross-lagged effect on affective organizational and workgroup commitment. The two foci of commitment in turn have a cross-lagged effect on performance, positive in the case of helping behaviour and negative in the case of counterproductive behaviour. No significant cross-lagged effects were found in relation to task behaviour. We discuss these results in the light of Social Exchange Theory and potential routes for future research.  相似文献

In this study we examined the role of trait core self-evaluations (CSE) as a person-related resource, hypothesizing that the relationship between task complexity and performance would be positive for people high in trait CSE and negative for people low in trait CSE. Moreover, we hypothesized that trait CSE would influence the buffering effect of job-related resources on the complexity–performance relationship, with such a buffering effect showing for people high but not for people low in trait CSE. To test our hypotheses, we conducted a five-day spanning experience sampling study. Our results showed that trait CSE indeed influenced the complexity–performance relationship in the sense that this relationship was only positive for employees high in CSE. Results on the hypothesized three-way interaction between task complexity, job-related resources, and CSE were less univocal as only one out of four three-way interactions approached conventional levels of significance. By showing that the complexity–performance relationship is only positive for employees high in CSE, our results go against the well-accepted idea that challenge demands act as a two-edged sword for all employees alike. Instead, the effect of challenge demands on performance depends on the individual’s level of person-related resources.  相似文献

This paper explores the concept of reflection and its changing role in the journey of the student teacher. It presents part of the findings of a year-long investigation into the reflective practice of student teachers during their training year. Specifically, it investigates the reflections of the student teachers’ lessons during the PGCE (Post/Professional Graduate Certificate of Education) year at a higher education institution (HEI) in England. The strengths and weaknesses of the student teachers’ lessons are analysed and how these reflections change as they reach Newly Qualified Teachers (NQT) status.  相似文献

Most studies of activism and social movements give more attention to methods and strategies than to the development of skills. Yet skills are crucially important to the success of campaigns. Research on expert performance provides insights into what is required to become highly proficient at a well-defined set of skills. These insights are potentially relevant to activists, as shown by the example of training for lunch-counter sit-ins in Nashville, Tennessee in 1960. ObjectivesExertion of self-control has been associated with impaired performance on subsequent physical tasks also requiring self-control, but it remains unknown why this occurs. This study, therefore, explored whether a) prior self-control exertion reduces subsequent persistence on a physically demanding task, and b) whether any observed performance decrements could be explained by changes in perceptions of pain.MethodIn a within-subject design, sixty-three individuals completed an easy (congruent) Stroop task or a difficult (incongruent) Stroop task that required self-control. Participants were then required to remain in a physically demanding posture (i.e., a ‘wall-sit’) until voluntary exhaustion and their perception of pain was recorded during the task.ResultsWhen participants completed the difficult Stroop task, they quit the wall-sit sooner. This decrement in performance was explained by greater perceptions of pain at the beginning of the wall-sit.ConclusionsPerceptions of pain may, therefore, be an important attentional mechanism explaining why self-control use interferes with subsequent persistence during physically effortful tasks.  相似文献

ObjectivesThe aims of this study were twofold: first, to examine the role of self-presentation within the lived-experience of choking in sport; and second, to explore whether the 2 × 2 framework of self-presentation (Howle, Jackson, Conroy, & Dimmock, 2015) holds the potential to further our understanding of acute sporting failure under pressurized conditions.Design and MethodAn empirical phenomenological research design was adopted to address the research aims. Purposefully selected participants completed phenomenological interviews, which explored in detail their experiences of choking and clutch performance under pressure. The sample consisted of 9 elite athletes (6 male and 3 female) (Mage = 27.14; SD = 5.27) from a range of sports (netball, rugby union, golf, tennis, and cricket).ResultsParticipants reported a tendency to hold protective-agentic self-presentation motives, low self-presentation efficacy, and self-presentational concerns prior to, and during the choke. Conversely, acquisitive-agentic self-presentation motives, and self-presentation efficacy were experienced before and during clutch performances. However, alongside self-presentation, other psychological constructs also preceded and accompanied the choking experience (e.g., unfamiliarity and perceived control).ConclusionThis exploratory study is the first to identify the value of examining choking in sport through the lens of the 2 × 2 self-presentation framework, with self-presentation motives appearing to influence the choking experience. Yet, it is also evident that self-presentation may not explain all choking episodes.  相似文献

Children make many decisions about whether and how to disclose their performance to peers, teachers, parents and others. Previous research has found that children's disclosure declines with age and that older children and teenagers preferentially choose a peer audience for performance disclosure based on similar achievement. This research examines younger children's choice of a disclosure audience: whether young children predict that people will distinguish between peers at different achievement levels, and whether or not younger children expect preferential selections between those peers for their performance disclosure. One hundred and thirty‐nine children, aged 3 to 6 years, were asked about a character's disclosure of classroom performance information. At least until the age of 6 years, children predicted significantly greater disclosure of failure to a high achieving peer who had been successful. When asked to predict the disclosure of success, however, children in all age groups did not discriminate between disclosing to the high‐achieving or low‐achieving peer. This evidence suggests that very young children may not show the same valence‐matching preferences as older children and that early school ages are a critical time when children begin to adopt social norms around disclosure that impinge on possible help‐seeking. We integrate insights from attachment theory and relational leadership to develop a novel interpersonal explanation of why, how and when followers' attachment anxiety and avoidance impact performance. Drawing on the attachment system dynamics model, we posit that attachment avoidance will be negatively related to LMX quality, whereas attachment anxiety will be positively related to LMX ambivalence. Furthermore, we predict that followers' anxious (and avoidant) attachment styles will interact with leader neuroticism leading to a hyperactivation (deactivation) of the attachment system, manifesting in greater LMX ambivalence (and lower LMX quality). Across three studies, we found consistent evidence for a positive relationship between follower attachment anxiety and LMX ambivalence, as well as an indirect effect between attachment anxiety and job performance. Leader neuroticism was especially likely to induce LMX ambivalence and, in turn, undermine job performance in anxiously attached followers. Attachment avoidance, although unaffected by leader neuroticism, was negatively related to LMX quality across all three studies and demonstrated an indirect effect on job performance in Study 3. Overall, our findings shed light on the unique explanatory power of relational mechanisms, beyond previously examined intrapersonal mechanisms, for understanding the attachment style–performance relationship as well as the role that leader characteristics play in triggering the attachment system in anxious followers.  相似文献
