A survey was systematically developed to assess issues related to management training and education, and it was sent to 1,000 randomly selected U.S. companies with at least 1,000 employees. Based on a 61% response rate, findings were obtained regarding issues such as needs assessment, management training and development approaches, reasons for selecting particular programs, characteristics of participants, how decisions are made regarding who will participate, preparation and follow-up of participants, evaluation of management training programs, future management training trends, and needed training content. In this archival study the authors sought to determine the relationship, if any, between counseling outcomes and the topical focus in career counseling. Twenty-two counselors saw 46 adult clients at a community-based clinic for an average of eight sessions. Counseling outcome and topical focus (the extent to which the actual content of counseling sessions reflected relatively more vocationally or personally focused topics) were assessed from follow-up questionnaires to former career clients and from trained raters' evaluations of the counselors' written progress notes. Results showed that, from the counselors' perspective, outcomes were better when the focus of the sessions was relatively more vocational than personal and when relatively more interviews were held. Client satisfaction, on the other hand, was predictable only from the counselor's level of experience. Satisfaction with occupational status was not associated with any of the client, counselor, or treatment factors. Discussion focuses on the contribution of the results to career counseling practice and on the feasibility and validity of retrospective, archival research. 相似文献

The correspondence between inferences made using two validation strategies–content and criterion-related–were examined in a specific personnel selection application. Empirical validity values and Law-she's (1975) content validity ratios (CVR) were obtained for items from three structured interview guides used in the selection of insurance agents. Ratings of each item by over 300 field managers were used to calculate the CVR values. Statistically significant, yet modest correlations were found between empirical item validities and content validities for an interview guide used to select applicants with prior insurance sales experience. No significant differences were found among these correlations by comparing job experts of different levels of managerial experience and experience in selection. Data for the interview guide used to select experienced applicants also indicated that a content validity approach can be useful in developing a selection instrument with an empirically valid composite rating. The hypotheses were not confirmed for interview guides used to select applicants with no prior insurance sales experience. This paper presents logic, procedures, validity, and use of employee attitude surveys targeted on strategic objectives of the firm. The logic is that employees at the front line are in an optimal position to report on the degree to which strategic initiatives are being carried out. The procedure is to design survey questions that focus on the initiative rather than on employees' personal feelings or satisfaction. To validate employee reports, the relationships between those reports and customer satisfaction over four quarters of the use of the survey are shown. Evidence shows that the logical and empirical keying of employee surveys to strategic initiatives and objectives of the firm provide data of immediate use to management, in the present case to both marketing and human resources management. 相似文献

A recent extension (Beach, & Tesser, 1993) of Tesser's self-evaluation maintenance model (SEM: Tesser, 1988) proposed that a person's motivation to feel good about the self, and his or her concern for the partner's need to feel good about the self, can affect the couple's interaction behavior. In the present study, individual differences in the motivation to maintain one's own and one's partner's SEM needs are used to predict the couple's problem-solving discussion behaviors. Fifty-three married couples were videotaped for 20 minutes while discussing an important relationship issue on which there was disagreement. From these video records, husbands' and wives' favorable and unfavorable discussion behaviors were coded. During a subsequent session, couples reported their affective reactions to a number of SEM scenarios recalled from memory, which were used to create an individual difference measure representing the strength in motivation to maintain one's own and one's partner's self-evaluation needs. In general, husbands' and wives' responsiveness to their partners' SEM needs was associated with favorable interaction behavior, whereas responsiveness to one's own SEM needs was associated with unfavorable interaction behavior. The results of this study suggest that the extended SEM model provides an experimental framework that incorporates research directed at both the elucidation of individual differences and the examination of the couple as a unit. 相似文献
