We constructed a model of workplace psychosocial safety climate (PSC) to explain the origins of job demands and resources, worker psychological health, and employee engagement. PSC refers to policies, practices, and procedures for the protection of worker psychological health and safety. Using the job demands–resources framework, we hypothesized that PSC as an upstream organizational resource influenced largely by senior management, would precede the work context (i.e., job demands and resources) and would in turn predict psychological health and work engagement via mediation and moderation pathways. We operationalized PSC at the school level and tested meso‐mediational models using two‐level (longitudinal) hierarchical linear modelling in a sample of Australian education workers (N = 209–288). Data were repeated measures separated by 12 months, nested within 18 schools. PSC predicted change in individual psychological health problems (psychological distress, emotional exhaustion) through its relationship with individual job demands (work pressure and emotional demands). PSC moderated the relationship between emotional demands and emotional exhaustion. PSC predicted change in employee engagement, through its relationship with skill discretion. The results show that the PSC construct is a key upstream component of work stress theory and a logical intervention site for work stress intervention. 相似文献

The aim of the present three‐wave follow‐up study (n = 335) among employees of an employment agency was to investigate the association between job resources and work‐related flow utilizing both variable‐ and person‐oriented approaches. In addition, emotional exhaustion was studied as a moderator of the job resources–flow relationship, and as a predictor of the development of job resources and flow. The variable‐oriented approach, based on latent growth curve analyses, revealed that the levels of job resources and flow at work, as well as changes in these variables, were positively associated with each other. The person‐oriented inspection with the growth mixture modelling identified four trajectories based on the mean levels of job resources and flow and on the changes of these mean levels over time: (a) moderate work‐related resources (n = 166), (b) declining work‐related resources (n = 87), (c) high work‐related resources (n = 46), and (d) low work‐related resources (n = 36). Exhaustion was found to be an important predictor of job resources and flow, but it did not moderate their mutual association. Specifically, a low level of exhaustion was found to predict high levels of job resources and flow. Overall, these results suggest the importance of a person‐oriented view of motivational processes at work. In addition, in order to fully understand positive motivational processes it seems important to investigate the role of negative well‐being states as well. 相似文献

The Job Demands–Resources Model was used as the basis of the proposal that there are two parallel processes involved in work-related well-being among teachers, namely an energetical process (i.e., job demands → burnout → ill health) and a motivational process (i.e., job resources → engagement → organizational commitment). In addition, some cross-links between both processes were hypothesized. Structural equation modeling was used to simultaneously test the hypotheses in a sample of Finnish teachers (N = 2038). The results confirmed the existence of both processes, although the energetical process seems to be more prominent. More specifically, (1) burnout mediated the effect of high job demands on ill health, (2) work engagement mediated the effects of job resources on organizational commitment, and (3) burnout mediated the effects of lacking resources on poor engagement. The robustness of these findings is underscored by the fact that they were obtained in one half of the sample (using random selection) and cross-validated in the other half. 相似文献

The aim of the present study was to examine the relationships between daily exposure to negative acts and depressed mood on the same day and on the days following the exposure, and to test the hypothesis that these relationships would be stronger among those who have recently gone through a process of victimization from workplace bullying. The sample comprised 110 naval cadets participating in two different eleven-week tall ship voyages from Northern Europe to North America. Victimization from workplace bullying the last six months was measured one day prior to the voyages. Exposure to negative acts and depressed mood was measured daily during the first 33 consecutive days of the voyages. The results of multilevel modelling indicated that exposure to negative acts was related to higher levels of depressed mood on the same day as the exposure among all cadets, regardless of victimization status. However, exposure to negative acts predicted higher levels of depressed mood one and two days following the exposure among victims only. The theoretical and practical implications of these findings are discussed. 相似文献

In two experiments, we examined whether explicit attention to another’s perspective fosters perspective-taking. In the first experiment, we attempted to replicate previous findings showing that a mind-set focusing on self-other differences incites speakers to adopt another’s viewpoint in a subsequent task. However, our results showed that speakers focusing on self-other differences were just as likely to describe an object’s location from their egocentric perspective as speakers focusing on self-other similarities. In the second experiment, we intensified speakers’ awareness of perspectives by explicitly instructing them to regard their own (self-focus) or another’s (other-focus) viewpoint during the perspective-taking task. Participants allocated to the baseline did not receive explicit focus instructions. Findings revealed that other-focused speakers were more likely to adopt another’s perspective than self-focused speakers. However, compared to the baseline, an explicit other-focus did not foster perspective-taking. We conclude that an explicit awareness of perspective differences does not attenuate speakers’ egocentricity bias. 相似文献

Abstract Current knowledge about burnout suffers from a healthy worker bias since only working - and thus relatively healthy - employees have been investigated. The main objective of this study is to examine - for the first time among employees who sought psychological treatment - the validity of the two most widely used burnout instruments; the Maslach Burnout Inventory (MBI) and the Burnout Measure (BM). Two groups were distinguished: a "burned out" group (n = 71) that suffers from work-related neurasthenia (according to ICD-10 criteria), and a "non-burned out" group (n = 68). Results show that: (1) the validity of the three-factor structure of the MBI and the BM is confirmed; (2) burnout can partly be differentiated from other mental syndromes (e.g., anxiety and depression); and (3) two MBI-scales (Emotional Exhaustion and Depersonalization) and one BM-scale (Exhaustion) are able to discriminate between burned out and non-burned out employees. Researchers have reported that, for individual workers, low job control is associated with high burnout; however, as yet it is unclear whether this association holds for occupations as well. Whether differences in job control between occupations as assessed by eight expert judges could account for individual-level and occupational-level differences in burnout rates. Data were obtained from 9,503 incumbents of 28 occupations in The Netherlands (M age = 37.9 yr., SD = 8.7; 50% were men). Burnout was measured on the Maslach Burnout Inventory. Occupational-level job control was inversely correlated with burnout, explaining 16% of the variation in occupational-level burnout. Thus, between-occupation differences in job control are somewhat systematically related to burnout. 相似文献

In the present study of 80 volunteer counselors who cared for terminally ill patients, the authors examined the relationship between burnout as measured by the Maslach Burnout Inventory (C. Maslach, S. E. Jackson, & M. P. Leiter, 1996) and the 5 basic (Big Five) personality factors (A. A. J. Hendriks, 1997): extraversion, agreeableness, conscientiousness, emotional stability, and intellect/autonomy. The results of 3 separate stepwise multiple regression analyses showed that (a) emotional exhaustion is uniquely predicted by emotional stability; (b) depersonalization is predicted by emotional stability, extraversion, and intellect/autonomy; and (c) personal accomplishment is predicted by extraversion and emotional stability. In addition, some of the basic personality factors moderated the relationship between relative number of negative experiences and burnout, suggesting that personality may help to protect against known risks of developing burnout in volunteer human service work. 相似文献

In two experiments, event-related potentials at left and right occipital, parietal, and temporal sites were studied in 16 left-handers (8 male, 8 female) and 16 right-handers (8 male, 8 female). Subjects displayed extreme handedness, had a normal writing hand position, reported no left-handed relatives, and reported no perinatal traumata. In Experiment 1, centrally presented words had to be read, and nonverbal stimuli had to be matched. Condition-dependent asymmetries were found for P340 and SW components. Word-reading elicited a N500 component, whereas figure-matching did not. In Experiment 2, words presented to either the left or right visual field had to be read. It was found that N160 measures were larger, and P240, P400, and SW measures were smaller to words presented in the contralateral visual field compared to words in the ipsilateral field. Sex affected these pathway effects. In both experiments, hand preference did not significantly influence the ERP results. 相似文献
