LOWERING FLOORS AND RAISING CEILINGS: A LONGITUDINAL ASSESSMENT OF THE EFFECTS OF AN EARNINGS-AT-RISK PLAN ON PAY SATISFACTION 总被引:1,自引:0,他引:1
The attitudes of 101 bank employees were measured before and after the implementation of an earnings-at-risk (EAR) incentive pay plan which reduced base pay and increased employee risk and uncertainty with respect to total pay. Pay outcome satisfaction and pay process satisfaction both declined significantly over time, but the decrease in pay outcome satisfaction was the greater of the two. An examination of pay satisfaction antecedents at both points in time revealed relatively stable across-time relationships and provided information about some of the reasons for the changes. Perceived reward-to-effort ratio, which declined significantly over time, influenced both dimensions of pay satisfaction at both points in time. Perceived understanding of the pay system, which also declined over time, had a somewhat greater influence on pay process satisfaction than on pay outcome satisfaction, particularly at Time 2. In contrast to actual pay levels, changes in incentive and base pay amounts added more explained variance to the pay outcome satisfaction regression model. The study points out the potential for negative employee reactions to EAR incentive plans, and indicates that managers must ensure that employees understand these systems and feel that EAR plans will reward them equitably for their efforts. 相似文献

This study assessed the utility of a pilot program in rational behavior therapy (RBT) in the disciplinary processes at a large, urban junior high school. Treatment and control students were contrasted on recidivism rate and teacher behavior assessments after they participated in a condensed RBT treatment program. For two behavior ratings and recidivism rate, students who participated in the intervention differed significantly from those in the control group. Such empirical support demonstrates the potential of cognitive-behavioral interventions in school disciplinary procedures and merits further implementation and research. 相似文献

Mothers and daughters maintain strong positive relationships despite interpersonal tensions. This study examined the ways in which older mothers and their adult daughters handle problems in their relationships. Forty-eight dyads of healthy, aging mothers (mean age, 76 years) and their adult daughters (mean age, 44 years) participated. Rusbult's (1980) model of relationship investment was used as a framework for exploring how mothers and daughters might react when upset with the other party. Self-reports and observed behaviors across individual and joint interviews were examined. The mothers and daughters seemed to rely on constructive approaches to deal with problems in their relationship. Mothers tended to rely on loyalty behaviors more than their daughters did, but findings pertaining to such responses are complex. Reactions to problems in this relationship did not appear to be related to levels of investment, regard for the relationship, or frequency of tensions. The implications of this study for understanding the strength of mothers’and daughters’ties are discussed. 相似文献

The recent claiming of Simone de Beauvoir's legacy by French feminists for a policy of assimilation of Muslim women to Western models of self and society reduces the complexity and richness of Beauvoir's views in inacceptable ways. This article explores to what extent a politics of difference that challenges the ideals and political strategies of abstract liberalism can be extracted from and legitimized by the philosophies of Simone de Beauvoir and Jean‐Paul Sartre. Without assuming their thought is identical, we can read them as elucidating each other and as implicitly exposing weak and strong points in their respective philosophies on ethnocultural relations and social identities. 相似文献

This paper develops a new account of Beauvoir's “Hegelianism” and argues that the strand of contemporary interpretation of Beauvoir that seeks to represent her thought in isolation from that of Jean‐Paul Sartre constitutes a betrayal of the philosophy of recognition that she derives from Hegel. It underscores the extent to which Beauvoir influenced Sartre's Being and Nothingness and shows that Sartre and Beauvoir both adapted Hegel's ideas and agreed in rejecting his optimism. 相似文献

Readers readily identify with characters in literature; therefore, educators must be acutely aware of the overt and underlying messages conveyed in Newbery Medal books. In this quantitative content analysis with a qualitative component, the researchers employed nonparametric measurements to examine Newbery Medal books from the 1920s to the 2000s to quantify the frequency of positive Biblical and negative opposite character traits exhibited through the thoughts and actions of characters in Newbery Medal books as well as the emergent moral themes of each book. A new system of classification for Newbery Medal books has been proposed to provide the American Library Association with an alternative method by which Newbery Medal books categorized. 相似文献

Abstract: Thomas's trinitarian doctrine is commonly criticized as being abstract and unbiblical; several writers have offered defences against this charge, but these perhaps ignore too much the genuinely reticent and apophatic aspects of Thomas's thought. In three particular places, it is argued, Thomas can be read as deliberately saying things that are unexplained and unexplainable.
