The performance appraisal process makes many demands on a manager's cognitive abilities as there are a number of competing requirements. For instance, recalling performance information after a long period of time, determining training needs, ascertaining future objectives, etc. The processing objective present at the time of observation may also influence whether evaluations are made ‘on-line’ or are ‘memory-based’. Some research has found that the rating instrument may moderate memory and judgement by making certain information salient (Ilgen, Barnes-Farrell, and McKellin 1993; Lichtenstein and Srull 1987; Woehr and Feldman 1993). While some studies have investigated both rating and recall order and processing objective, none have investigated both of these factors in relationship to time delay and the influence of impressions that were not directly related to performance. It has been suggested that the tendency to recall impressions of others rather than specific behaviour that lead to these impressions increase over time (DeNisi, Cafferty and Meglino 1984; Kozlowski and Ford 1991; Murphy and Balzer 1986). This study sets out to examine the influence of three variables, information processing objective, order of recall and rating and time delay on the relationship between memory and judgement and the various models important to these processes (DeNisi, Cafferty and Meglino 1984; Woehr and Feldman 1993; Hastie, Park and Weber 1984; Williams, Cafferty and DeNisi 1990). The experiment was a 2 × 2 × 2 between subjects factorial design with three independent variables with 187 students from various disciplines. Support was found for the model of performance appraisal by DeNisi et al. (1984) in that overall evaluations influenced dimensional ratings when a time delay was introduced. However, the hypothesized effect of recall/rating order was in the opposite direction to that expected, indicating that there were additional factors that influenced the relationship between memory and judgement.  相似文献

Numerous studies have shown that job applicants may react negatively to drug, integrity, and personality testing and that these negative reactions can affect their attitudes and job search behavior. However, it is not clear if these negative reactions are equally strong among users and non-users of drugs. Using a sample of 509 subjects responding to a hypothetical employer, results showed that drug users had more negative reactions than non-users to urinalysis, overt integrity tests and personality inventories. Drug users responded equally negatively to all forms of testing, while non-users were especially negative towards personality tests.  相似文献

Surveys and interviews with 22 African American women firefighters suggest that a key to defining gender harassment rests in the organizational climate. Eight subtle as well as overt climatic indicators of gender harassment are identified. Initiation rites into a work group or pranks become harassing when they occur in a context of exclusion rather than ultimate inclusion. Although such harassment undermines workers' feelings of acceptance and organizational self-esteem, they do not diminish survivors' job commitment or satisfaction. Finally, these data suggest that race and gender discrimination are intertwined for African American women who are excluded from their work groups because of both racial and gender discrimination.We wish to thank Maureen Aniakudo, Brenda Brooks and the International Association of Black Professional Firefighters, and Terese Floren and Women in the Fire Service for their invaluable advice and support. A Bayesian procedure is developed for the estimation of parameters in the two-parameter logistic item response model. Joint modal estimates of the parameters are obtained and procedures for the specification of prior information are described. Through simulation studies it is shown that Bayesian estimates of the parameters are superior to maximum likelihood estimates in the sense that they are (a) more meaningful since they do not drift out of range, and (b) more accurate in that they result in smaller mean squared differences between estimates and true values.The research reported here was performed pursuant to Grant No. N0014-79-C-0039 with the Office of Naval Research.  相似文献

The dependence of visual word recognition on letter processing was investigated by measuring the effect of a cue word on subsequent target word processing for various degrees of cue/ target similarity. Using a simultaneous matching task (Experiments 1 and 2), modest facilitation was found for identical cue/target items only, whereas items that differed by a single letter led to substantial interference. Targets that shared internal or external letters with cues yielded latencies comparable to those for neutral or different cue conditions. The identical facilitation and high-similarity interference was also found in a lexical decision task under normal display conditions (Experiment 3). However, when direct letter processing was measured using spatially transformed targets (Experiment 4), large facilitatory effects were found for similar as well as for identical cue/target conditions. Although both letter and word codes appear to be activated by normally displayed words, such word code activity may not routinely depend upon letter code outputs.  相似文献

An investigation was made into the stability of important self-described goals of young men and women aged 18 to 20 years old using the results of analyses of two goal assessments having an intervening period of 5 months. A theoretical perspective was adopted which assumed goals are ‘future selves’ or ‘possible selves’, thus linking the self concept to motivation. An adapted version of Nuttin's Motivational Content Analysis (1985) was used to assess individual goals. It was hypothesized that women may have greater instability of self concept and ‘possible selves’ than men. Findings of the study showed the contrary, and revealed that men and women had similarly stable goals over time. Results are compared to other research on the self concept and to the problems of self concept measurement.  相似文献

An item-by-item analysis was made of the scores of 178 five- to eighteen-year-old stutterers on the 27-item Cooper Chronicity Prediction Checklist for School-Aged Stutterers and a stuttering frequency estimate form. Results were interpreted as suggesting that male stutterers generally possess a more complex stuttering pattern than do females and that the definition as to what constitutes stuttering continues to vary significantly between parents, clinicians, and individuals labeled as stutterers.  相似文献
