A robust body of research examines factors affecting the likelihood that women experience increasing barriers to promotion in workplaces. However, limited research examines how racialized and gendered processes may intersect and work differently for racially and gender marginalized workers. Specifically, the processes relating to a worker’s ability to reach middle-level management positions (e.g., those managers who oversee a small group of employees) and senior-level management positions (e.g., CEOs and other executive positions) may vary based on workers’ race and gender. Using 2015 EEO-1 data collected by the U.S. Equal Opportunity Employment Commission (EEOC), we examine how the characteristics of a workplace affect Black men, Black women, White men, and White women’s share of middle- and senior-level management. We find Black women and Black men are strikingly under-represented in both middle and senior management in private-sector workplaces. Our results demonstrate that access to middle- and senior-management varies by the characteristics of the workplace and workers’ race and gender. Overall, our findings point to an important implication: Greater oversight of workplaces, including by the EEOC, is associated with marginalized race/gender groups having higher shares of management.

J. Kruger and D. Dunning (1999) argued that the unskilled suffer a dual burden: Not only do they perform poorly, but their incompetence robs them of the metacognitive ability to realize it. J. Krueger and R. A. Mueller (2002) replicated these basic findings but interpreted them differently. They concluded that a combination of the better-than-average (BTA) effect and a regression artifact better explains why the unskilled are unaware. The authors of the present article respectfully disagree with this proposal and suggest that any interpretation of J. Krueger and R. A. Mueller's results is hampered because those authors used unreliable tests and inappropriate measures of relevant mediating variables. Additionally, a regression-BTA account cannot explain the experimental data reported in J. Kruger and D. Dunning or a reanalysis following the procedure suggested by J. Krueger and R. A. Three studies examined people's estimates of the perceived variability of their appearance and behavior in the eyes of others. Whether assessing the manifest variability of their physical appearance (Studies 1a, 1b, and 1c), their athletic accomplishments (Study 2), or their performance on a popular videogame (Study 3), participants consistently overestimated the extent to which their ups and downs would be noted by observers. The results of Study 3 suggest that this bias stems in part from a failure to appreciate the extent to which observers are preoccupied with managing their own actions. Discussion focuses on how this corollary of the “spotlight effect” can contribute to social anxiety and gnawing regrets of inaction.  相似文献
