Despite meta-analytic support for the met expectations hypothesis, Irving and Meyer (1994, 1995) suggested that methodological problems such as the use of difference scores and retrospective measures of met expectations have resulted in an overstatement of this support. In a recent article, Hom, Griffeth, Palich, and Bracker (1998) simultaneously tested several potential psychological mediating mechanisms of realistic job preview (RJP) effects. These authors suggested that met expectations is a critical mediating mechanism, having direct effects on job satisfaction and indirect effects on organizational commitment, withdrawal cognitions, and actual turnover through job satisfaction and other mediating mechanisms such as coping efficacy and perceived employer honesty. However, they used \"residual gain scores\" to measure met expectations. In this article, we demonstrate that the use of residual scores for the purposes of operationalizing met expectations creates the same problemsas does the use of difference scores a technique that has been widely criticized in the literature.  相似文献

Social identity theory predicts a link between self-esteem and intergroup discrimination. Previous research has failed to find consistent support for this prediction. Much of this research has, however, been beset by a number of methodological shortcomings. These shortcomings may have hindered attempts to discern a consistent relationship between self-esteem and intergroup discrimination. The current investigation sought to overcome these difficulties by utilizing, realistic groups, multidimensional measures of self-esteem and testing self-esteem before and after the manifestation of intergroup evaluative bias. The results demonstrate that when the members of realistic groups engage in evaluative intergroup bias, the esteem in which they hold specific self-images is enhanced. Of the 13 facets of self-esteem delineated by the instrument used in the present study significant increases were found in six particular domains: honesty, academic ability, verbal ability, physical appearance, religion and parental relations. Global self-esteem was unaffected by the display of bias. These findings emphasize the importance of using realistic groups and domain specific self-esteem when attempting to assess the role of self-esteem in intergroup discrimination.  相似文献

Four studies were conducted to assess gender differences in the effects of extrinsic motivation on creativity. The first study replicated an earlier one (Baer, 1997) in which expectation of evaluation lowered the creativity of middle school girls, but not boys. The second study investigated the effects of doing work for reward; again, middle school girls' creativity suffered, but not boys'. The third study, also with middle school subjects, investigated the impact of expecting ungraded feedback; this reduced both the overall negative impact of expecting evaluation and the gender difference in this regard. The fourth study investigated the impact of evaluation expectation on second-grade subjects and found that boys', but not girls', creativity was increased when they expected evaluation.  相似文献

Abstract: What is the relation between a perceptual experience of an object X as being red, and one's belief, if any, as to the nature of that experience? A traditional Cartesian view would be that, if indeed object X does seem to be red to oneself, then one's resulting introspective belief about it could only be a conforming belief, i.e., a belief that X perceptually seems to be red to oneself‐ rather than, for instance, a belief that X perceptually seems to be green to oneself instead. I offer some non‐Cartesian, functionalist reasons supporting such an introspective certainty view, based on a concept of logical consonance of perceptual dispositions, according to which both experience‐based and belief dispositions cannot diverge in their content, on pain of their having inconsistent manifestations in relevant situations, such as color‐sorting tasks. In addition, other views of introspection are criticized from the perspective of this consonance view.  相似文献

Although the business press suggests that \"winning the talent war,\" the attraction and retention of key talent, is increasingly pivotal to organization success, executives often report that their organizations do not fare well on this dimension. We demonstrate how, through integrating turnover and compensation research, the Boudreau and Berger (1985) staffing utility framework can be used by I-O psychologists and other HR professionals to address this issue. Employing a step-by-step process that combines organization-specific information about pay and performance with research on the pay-turnover linkage, we estimate the effects of incentive pay on employee separation patterns at various performance levels. We then use the utility framework to evaluate the financial consequences of incentive pay as an employee retention vehicle. The demonstration illustrates the limitations of standard accounting and behavioral cost-based approaches and the importance of considering both the costs and benefits associated with pay-for-performance plans. Our results suggest that traditional accounting or behavioral cost-based approaches, used alone, would have supported rejecting a potentially lucrative pay-for-performance investment. In addition, our approach should enable HR professionals to use research findings and their own data to estimate the retention patterns and subsequent financial consequences of their existing, and potential, company-specific performance-based pay policies.  相似文献
