Research on recruiting has generally considered the effects of recruiting source on employee tenure or performance, and has argued that formal employment ads are inferior to informal sources, notably employee referrals. We test two dimensions for evaluating the effects of recruiting sources on the recruiting process—cost per new hire and yield ratio. We also suggest a new dimension for distinguishing between different types of employment ads—geographical focus—which we define as the clarity and distinctiveness of the labour market that an ad is likely to reach. Geographically focused ads are shown to cost less and yield more appropriate applicants than unfocused ads. Considering the cost, yield, and focus of ads can promote the effectiveness of recruiting processes. The study therefore has both practical applications and implications for further research on recruiting sources.  相似文献

ABSTRACT

Context effects on episodic recognition memory involve separable contributions of target-context binding, additive familiarity, and configural constancy. Here we examine whether these factors reflect contributions of processes attributed to different brain substrates. First, we challenged frontal and medial temporal lobe-based cognitive capacities in healthy young adults, employing divided attention tasks at encoding and retrieval, and extended retrieval delay, respectively. Target-context binding effects were specifically attenuated by delay, but not by divided attention. In a second experiment, older adults were identified by neuropsychological testing as having different levels of frontal and medial temporal lobe-dependent cognitive functions. Consistent with Experiment 1, older adults with low medial temporal lobe function exhibited reduced target-context binding effects, but levels of frontal function did not modulate binding effects. These findings indicate that unlike source memory, context effects on memory are associated with the integrity of medial temporal lobe-based processes but not with the integrity of frontal lobe-based processes. Our findings also emphasize the importance of discriminating between functional subgroups in the attempt to characterize memory processes in older adults.  相似文献

Two experiments examine how distance-dependent construal can affect trait aggregation in impression formation. We propose that, because higher- versus lower-level construals promote the tendency to impose schematic structure on information processing, higher-level construals should enhance schema-driven trait aggregation. We test this by examining a classic impression formation phenomenon: the primacy effect (Asch, 1946). Increasing temporal distance (Study 1a) and priming higher-level construals (Study 1b) led participants to form more favorable impressions of targets described initially as intelligent versus envious. Decreasing temporal distance and priming lower-level construals, in contrast, reversed the primacy effect. Thus, the distance of a target, with its associated construal, can impact the aggregation of traits and consequently impacts people's evaluations of others.  相似文献

The importance of leading by personal example or role modeling for effective leadership has been recognized in many leadership theories. However, leaders' ability to influence group behavior through exemplary behavior has received little attention in empirical work. This study explores leading by example through theoretical development and empirical testing of a moderated mediation model of the potential effects of leader organizational citizenship behavior (OCB). This model suggests that a leader's OCB may promote group OCB directly and indirectly by enhancing the group's belief that OCB is worthy. It also specifies the moderators of the direct and indirect effects of leader OCB on group OCB. Data from 683 members of 67 intact work groups, 67 group managers, and their supervisors support the hypothesized model. The theoretical and practical implications of these findings are discussed.  相似文献

In the lexical ambiguity literature, it is well-established that readers experience processing difficulties when they encounter biased homographs in a subordinate-instantiating prior context (i.e., the subordinate bias effect). To investigate the time course of this effect, the present study examined distributional analyses of first-fixation durations on 60 biased homographs that were each read twice: once in a subordinate-instantiating context and once in a dominant-instantiating context. Ex-Gaussian fitting revealed that the subordinate context distribution was shifted to the right of the dominant context distribution, with no significant contextual differences in the degree of skew. In addition, a survival analysis technique showed a significant influence of the subordinate versus dominant contextual manipulation as early as 139?ms from the start of fixation. These results indicate that the contextual manipulation had a fast-acting influence on the majority of fixation durations, which is consistent with the reordered access model's assumption that prior context can affect the lexical access stage of reading.  相似文献

This study focused on launching processes as reflected in the reactions of Israeli parents to the drafting of their eldest son. A questionnaire tapping parents' reactions was constructed and administered to 237 couples. Factor analysis delineated eight substantive factors: Emotional Investment, Parent-Child Strains, Fostering Son's Maturity, Parental Disengagement, Parent's Transitional Phase, Dissatisfaction with Army, Son's Unpreparedness, and Strengthening Family Relations. The factors depicted modes of coping with launching and transitional midlife processes. The construct validity of the factor scales was examined in a multivariate regression analysis with 12 predictor variables related to sociodemographics, attitudes, personal concerns, and satisfactions. Mothers differed from fathers in some factor scale means as well as in the pattern in which the predictor variables related to the factor scale scores. The results are interpreted in terms of ambivalent launching reactions involving distress on the one hand and a sense of growth on the other. While adaptation to this transition in the family takes place within a specific cultural context, its implications for universal launching features are also discussed.  相似文献

This study assessed the role of individualism and collectivism in the shaping of personal values of Canadians, Israelis, and Palestinians. Based on Sagie and Elizur's (1996) multifaceted approach, we distinguished personal values that are individual centered (i.e., associated with one's home, family, or work) from collective-centered values (i.e., associated with the religion, sports, or politics). The magnitude of the difference between both value types differs according to cultural orientation. As compared with Palestinians, we predicted that Canadians and Israelis would rank individual-centered values higher and collective-centered values lower. Data obtained from samples of Palestinians, Israelis, and Canadians supported this hypothesis.  相似文献

Negative stereotyping of older workers has been identified as a major factor in employment discrimination against them. A study of Australian employers' attitudes toward older workers found systematic negative stereotyping and low likelihood of hiring older workers. The current study employed a national random sample of 267 employers, and tested 3 interventions aimed at promoting positive attitudes toward older workers and increasing the likelihood of their hiring. The first intervention was in the form of a fact sheet; the second aimed at inducing cognitive dissonance; and the third was a combination of the two. The combination intervention produced promising results. Employers in this condition showed more favorable attitudes toward older workers overall, and greater preference toward hiring older workers.  相似文献
