Using longitudinal data from a Chinese newcomer sample (N = 671), we investigated the predictive effects of adaptability on newcomers’ work‐related outcomes. Specifically, we tested 4 perceived P–E fit variables (i.e., P–O fit, needs–supplies fit, demands–abilities fit, and P–G fit) as mediators between adaptability variables and newcomers’ work‐related outcomes. Our results showed that after controlling for demographic effects and other personality variables (i.e., proactive personality and openness to experience), newcomers’ adaptability dimensions (i.e., cultural adaptability, work stress adaptability, interpersonal adaptability, and learning adaptability) were differentially associated with improvement in newcomers’ P–E fit perceptions over a 3‐month time period. In turn, the perceived P–E fit variables were related to the newcomers’ work‐related outcomes (i.e., job performance, job satisfaction, and turnover intentions), after controlling for the socialization process variables (i.e., institutionalized socialization experience, role clarity, and job‐related self‐efficacy). The mediating roles of perceived P–E fit variables were also confirmed. Both theoretical and practical implications in terms of adaptability, newcomer adaptation processes, and P‐E fit are discussed.  相似文献

ABSTRACT We argue that in societies like our own the prevailing view that parents have both special responsibilities for and special rights over their children fails to give a proper understanding of the autonomy both of parents and of children. It is our claim that there is a logical priority of the separable interests of a child over the autonomy of its parents in the fulfilment of their special responsibilities for and the exercise of their special rights over their children. However, we believe that in acknowledging the child as a distinct locus of interests appropriate weight can still be given to parental autonomy. In particular, since raising a child is a long-term commitment which plays a central role in the life-plans of many adults it will be a legitimate exercise of an adult's autonomy strongly to influence the future of any children involved in such a plan. Such influence will be quite separate from paternalistic concern for those children. But the logical priority of the child's interests will at the same time show why parents are not entitled to behave proprietorially toward their children, even when paternalistic concern is called for.  相似文献

This study identifies key variables that distinguish nuclear families from stepfamilies, and functional from dysfunctional stepfamilies. Sixty-three family triads (mother, father, child) were studied using five instruments: Family Concept Test, Locke-Wallace Marital Inventory, Family Relations Test, Family Interaction Task, and background questionnaire. Results indicated that functional stepfamilies are similar to functional nuclear families in that both exhibit good marital adjustment, strong, positive bonds between biological parent and child, disinclination to exclude family members, and ability to make mutually compromised family decisions. The key differences were less intense interpersonal involvement between the stepfather and child and a stronger tendency toward the existence of parent-child coalitions in stepfamilies. Similarities between dysfunctional stepfamilies and dysfunctional nuclear families include stronger parent-child coalitions compared to their functional counterparts and lack of mutual decision-making skills that fulfill the choices of individual members. Unexpectedly, marital adjustment was better in dysfunctional stepfamilies than in dysfunctional nuclear families. Relationship patterns were similar in functional stepfamilies and in dysfunctional stepfamilies except that they were more extreme in the dysfunctional stepfamilies. Results are discussed in terms of theoretical implications for understanding stepfamilies, and clinical implications in terms of how dysfunctional stepfamilies might best be treated.  相似文献

Law enforcement officers are exposed to victims of violence, are themselves victims of violence, and, at times, use violence against offenders. The authors discuss methods that officers have developed for handling violent situations and explore some of the effects this exposure to violence has on both their mental and physical health. Suggestions are developed for counselors working with law enforcement personnel and others who need to cope with the direct and indirect effects of violence.  相似文献

This research aims at identifying job families for use in broadly based training for young people. A total of 455 job incumbents in the youth labour market were interviewed using the Job Components Inventory (JCI). The job sample was heterogeneous, reflecting a wide range of industries and job titles; some of these were skilled but mainly they were semi- and unskilled. The JCI covers the use of tools and equipment, physical and perceptual skills, mathematical requirements, communication, decision making and responsibility. Cluster analysis of items identified 36 skill components. These formed the basis for job-holder profiles, which in turn were grouped by hierarchical clustering. The optimal solution resulted in six clusters, the characteristics of which were described in terms of JCI component scores. The six clusters were labelled as clerical, skilled interpersonal, operative, unskilled manual, intermediate skilled technical and skilled technical. The stability of these six clusters was assessed using split-half replications. Results are discussed and evaluated in the context of contemporary youth training needs.  相似文献

The purpose of the study was to examine the process and effectiveness of group counseling as a part of a training program conducted through a Labor Department grant. Trainees in a JOBS program at the Westinghouse plant in Athens, Georgia, who were certified by the Georgia State Training and Employment Service as disadvantaged, received a 90-minute counseling session each week. Members of the training group had better work attendance and less employee turnover than a comparable group not in the training program. The tapes of one counselor—three five-minute segments at the beginning, middle, and end of each tape—were used for analysis, which was done by an affect-topic method. The counselor of the group analyzed presents some personal observations of the counseling process. Some suggestions for improvements of group counseling in similar contexts are also presented.  相似文献
