Capturing data from employee–supervisor dyads (N = 321) from eight organizations in Pakistan, including human service organizations, an electronics assembly plant, a packaging material manufacturing company, and a small food processing plant, we used moderated regression analysis to examine whether the relationships between trait affect (positive affectivity [PA] and negative affectivity [NA]) and two key work outcome variables (job performance and turnover) are contingent upon the level of job satisfaction. We applied the Trait Activation Theory to explain the moderating effect of job satisfaction on the relationship between affect and performance and between affect and turnover. Overall, the data supported our hypotheses. Positive and negative affectivity influenced performance and the intention to quit, and job satisfaction moderated these relationships. We discuss in detail the results of these findings and their implications for research and practice. 相似文献
Four naive male rats were separately fear-conditioned to two stimuli (light and sound) by pairing these stimuli with shocks. During Sidman avoidance these unreinforced stimuli elicited increases in response rates (conditioned acceleration). In a multiple schedule with light-shock and sound-shock reinforcements in the first component, the rats were tested for summation effects in the second (avoidance) component by presenting the light twice, the sound twice and the compound twice. They were then extinguished by eliminating the shocks in the first component. The effects of compounding were evidenced by: (1) a sizeable and reliable amplitude increase to the compound stimulus during conditioning; (2) a smaller and less consistent decrease in latencies during conditioning in all four subjects; and (3) a greater resistance to extinction for the compound stimulus as measured by mean amplitudes for all four subjects and on six of seven extinction sessions. Latency data during extinction were inconclusive. An additional unexpected finding was what appeared to be a two-factor secondary extinction of the avoidance itself as a result of Pavlovian extinction. The responding in the first four minutes of avoidance was inhibited to such an extent that the number of shocks received during this period increased 700 per cent from the last three conditioning sessions to the first three extinction sessions. 相似文献
Can personality traits account for the handling of internal conflicts? The authors explored how individual differences in information-processing style affect coping patterns displayed before making important decisions. Need for cognition and need for cognitive closure were linked to the major tendencies identified in the conflict theory of decision making: vigilance, hypervigilance, and defensive avoidance (buck passing and procrastination). A sample of 1,119 Belgian human resource professionals completed the Melbourne Decision Making Questionnaire, the 18-item short-form Need for Cognition Scale, and the Need for Closure Inventory. Ordinary least squares regression analysis indicated that significant relationships existed between need for cognition, need for closure, and conflict decision-making styles. The paper explores a range of issues relating to the design and use of computer-based test interpretation (CBTI) systems. It describes a number of dimensions along which CBTI systems vary and considers both the positive and negative implications of these for test users, for their clients and for test candidates. A distinction is drawn between systems that generate finished reports and those that generate questions or guidance for the user. The question of how the validity of narrative reports can be assessed is considered. A study on the discriminative validity of reports generated by the PREVUE ICES CBTI system is reported which shows clear differences between judgements made about true and bogus reports. It is concluded that there are two main issues to consider when evaluating a CBTI system: first, the validity of the information generated by it and, second, the ways in which that information is likely to be used. 相似文献
Claims have been made that grade appropriate curriculum-based measurement of reading (CBM-R) passages are of comparable difficulty and can be used interchangeably to monitor student progress. Empirical evidence to support claims of equivalence has been lacking. This research investigated the basis for making claims of equivalence. The use of readability statistics to justify passage equivalence was found to be lacking. Using a general measurement model for congeneric tests, CBM-R passages were found to measure a single latent factor with a high degree of reliability. However, evidence indicated that the raw scores, words read correctly per minute, across passages did not provide equivalent measurements. Statistical equating was investigated as an approach to overcome the lack of equivalence with promising results. 相似文献
Drawing from conservation of resources theory, this study examines the curvilinear relationship between employees’ work engagement and their job performance; the authors also hypothesize that employees’ feedback-seeking behavior is a pertinent boundary condition that mitigates this curvilinear relationship. Personal resources likely mediate the work engagement–job performance relationship too. Data gathered from 190 employees and their supervisors in Ukraine (study 1) and from 171 employees and their supervisors in Pakistan (study 2) reveal that although work engagement enhances job performance, the effect occurs at a declining rate as work engagement increases. Feedback-seeking behavior moderates this curvilinear relationship, so the decline in the rate at which work engagement enhances job performance is mitigated by higher levels of feedback-seeking behavior. Furthermore, after controlling for the role of feedback-seeking behavior, the curvilinear effect of work engagement on job performance is mediated by personal resources (i.e., self-efficacy, optimism, and resilience). These findings have significant implications for research and practice.
