We propose that I/O psychologists who coach executives have overlooked psychotherapy outcome research as a source of information and ideas that can be used to improve our executive coaching practices. This research, based on thousands of studies and many meta-analyses, has converged on the conclusion that four "active ingredients" account for most of the variance in psychotherapy outcomes. We describe how this literature has identified four primary "active ingredients" that account for most of the variance in psychotherapy outcomes: 1) Client/extratherapeutic factors (40%), 2) The relationship or alliance (30%), 3) Placebo or hope (15%), and 4) Theory and technique (15%). Working on the assumption that psychotherapy and executive coaching are sufficiently similar to justify generalization from one domain to the other, we describe these four active ingredients at length and explore how they may be at work in the executive coaching process. We also suggest that I/O psychologists have training and experience that allows us to leverage some of these active ingredients in our executive coaching (e.g., understanding of client individual differences related to coaching outcomes). But we also have areas of weakness (e.g., building a strong working relationship with an individual client) that may need to be bolstered with additional training and development experiences. 相似文献

Immigration is a world-wide phenomenon and practitioners are increasingly called on to work with issues related to it. The authors examine the experience of couples who are immigrants to the United States in regard to gender and power issues. Although the study limited participation to one religious group in order to hold that aspect of culture and gender attitudes constant, the experiences of these couples help to make visible the link between microlevel couple interaction and larger social processes. The results show how the couples manage a delicate balance between the push for gender change and avoiding too much conflict as male power is challenged. 相似文献

It is argued that a certain form of the view that the semantic paradoxes show that natural languages are "inconsistent" provides the best response to the semantic paradoxes. In two studies we test the effects of anticipated affective reactions such as regret on behavioral expectations and behavior. These effects were examined in the context of sexual risk-taking behavior. More specifically, we tested the impact of the anticipated feelings associated with unsafe sex on sexual risk-taking behavior. We assumed a difference between the feelingsabout unsafe sex and the feelings people anticipate to haveafter this behavior. Two studies tested the hypothesis that respondents who are induced to focus on their anticipated, post-behavioral feelings are more likely to report negative feelings such as regret and to adopt safer sexual practices than respondents who are asked to focus on their feelings about the behavior itself. Study 1 shows that anticipated feelings after unsafe sex were more negative than feelings about the behavioral act itself, and that respondents who were asked to consider these anticipated feelings expressed stronger expectations to reduce their risk in future interactions. Thus, asking respondents to take a wider time perspective, and to consider the feelings they would haveafter having had unsafe sex, resulted in ‘safer’ behavioral expectations. Study 2 replicates the findings of Study 1, and also yielded a reliable effect of the time perspective manipulation on actual, self-reported behavior. Respondents who were asked to report on their anticipated feelings after unsafe sex showed less risky behavior in the five months following the experiment than the remaining respondents. Thus, the induced focus on post-behavioral emotions increased the likelihood of preventive behavior. Implications of these findings for behavioral intervention programs are discussed. 相似文献

What are the social psychological processes likely to lead individuals to commit antisocial behaviour? Two experiments are presented showing that students experiencing a publicly degrading situation (a failure on a fictitious test) agreed more often than non-degraded students to participate in a theft to the detriment of a fellow student or even to the detriment of a teacher. We were able to exclude an interpretation in terms of imitation or revenge and suggest that a publicly degrading situation places subjects in a kind of social dependency state which is expressed by a vulnerability to influence. This study examines the extent to which highly structured job interviews are resistant to demographic similarity effects. The sample comprised nearly 20,000 applicants for a managerial-level position in a large organization. Findings were unequivocal: Main effects of applicant gender and race were not associated with interviewers’ ratings of applicant performance nor was applicant–interviewer similarity with regard to gender and race. These findings address past inconsistencies in research on demographic similarity effects in employment interviews and demonstrate the value of using highly structured interviews to minimize the potential influence of applicant demographic characteristics on selection decisions. 相似文献

SATISFACTION, CITIZENSHIP BEHAVIORS, AND PERFORMANCE IN WORK UNITS: A META-ANALYSIS OF COLLECTIVE CONSTRUCT RELATIONS 总被引:1,自引:0,他引:1
This paper offers theoretical development clarifying the structure and function of collective job satisfaction and uses meta-analytic methods ( k = 73) to examine the satisfaction–performance relationship when both constructs are construed at the work unit level. Overall, our results suggest that the relationship between unit-level job satisfaction and unit-level performance is significant (ρ= .34). Specifically, significant relationships were found between unit-level job satisfaction and unit-level criteria, including productivity, customer satisfaction, withdrawal, and organizational citizenship behaviors (OCB). Furthermore, the satisfaction-performance relationship was moderated by the strength of unit consensus, performance criteria, industry type, and whether the sample was U.S. based. Although these moderators were identified, collective satisfaction positively predicted performance across all levels of moderators. In addition, results indicate that unit-level OCB has a moderately strong relationship with unit-level performance. Only limited support was found for the notion that OCB is a route through which satisfaction has an impact on performance.
