Surfacing embedded assumptions: Using repertory grid methodology to facilitate organizational change

This article outlines a 3-year research project that examines the role of performance evaluation and control systems in bringing about change in manufacturing organizations. A key aim of the project was to develop tools and techniques that managers can use to enable them to understand and enact change. As part of an indepth case study methodology, repertory grid interviews were used with both managers and operatives in three companies as a means of identifying commonly held assumptions about a range of work behaviours. The article discusses the use of the grid as a developmental, rather than exploratory technique, thereby focusing on its use as a process through which managers can assess their systems in use and highlight any necessary change issues. It is argued that repertory grid techniques have a useful part to play in diagnosing the key change issues that work and organizational psychologists face when planning organizational change and development interventions. 相似文献

A profile is a vector of scores for one examinee. The mean score in the vector can be interpreted as a measure of overall profile height, the variance can be interpreted as a measure of within person variation, and the ipsatized vector of score deviations about the mean can be said to describe the pattern in the score profile. A within person pattern interpretation of orthogonal factor loadings is developed. A statistic is proposed to index the amount of within person variation accounted for by an orthogonal factor. The statistic can be used to determine whether a factor warrants a within person pattern interpretation. A factor model with a random coefficient intercept is proposed for the study of within person score patterns accounting for within person variation. Two examples, one involving items from the Life Orientation Test and the other involving subscales of the Strong Vocational Interest Inventory, illustrate application of the factor model with an intercept, the within person variation statistic, and the profile pattern interpretation of factor loadings. With empirical support from the examples, it is conjectured that theoretically important traits often manifest themselves through within person score patterns. 相似文献

The present study examined the effects of one component of overcorrection—verbal reprimands—and compared them with the effects of the entire overcorrection procedure. Generalization and maintenance of effects were also evaluated. A combined reversal and multiple-baseline experimental design was used to evaluate the effect of the various contingencies on the inappropriate searching behavior of a severely and profoundly mentally retarded adult living in a group home. Searching was defined as carefully and thoroughly touching floors, sofas, cabinets, etc. Data were collected by group-home personnel during three separate observation periods each day of the 115-day study: before breakfast, after breakfast, and after dinner. Observers also served as experimenters. Following an initial baseline phase, verbal reprimands followed searching behavior during two daily experimental periods in multiple-baseline fashion. An immediate reduction of searching during experimental periods occurred with the onset of verbal reprimands. No reduction was observed in the third daily observation period, the control session. After a second baseline phase, during which searching behavior was not shown to return to the original baseline levels, overcorrection procedures (washing hands) were instituted. Overcorrection virtually eliminated inappropriate searching during both daily experimental periods. Further, the effects generalized to the daily control session. In a final experimental phase, decreased searching behavior was maintained with verbal reprimands alone. 相似文献

Metacognitive knowledge of the dual-processing basis of judgment is critical to resolving conflict between analytic and experiential processing responses [Klaczynski, P. A. (2004). A dual-process model of adolescent development: Implications for decision making, reasoning, and identity. In R. V. Kail (Ed.), Advances in child development and behavior, Vol. 31 (pp. 73–123). San Diego, CA: Academic Press]. Such conflict is ubiquitous when reasoning scientifically. Three studies explored the nature, development, and stability of this metacognitive knowledge. In each study, participants completed the ratio-bias judgment task, which assessed their tendency to make analytically based responses, and the ratio-bias evaluation task, which assessed their metacognitive knowledge of the processing basis of judgments on the task (Metacognitive Status). In Study 1, college students’ judgment performance was related to metacognitive status but not to general cognitive ability. In Study 2, metacognitive status was related to age and mathematics-related changes. Metacognitive status again predicted participants’ tendency to make analytically based judgments. In Study 3, college students’ judgments, but not metacognitive status, were affected by task conditions. The evidence suggests that assessing metacognitive knowledge is important for understanding how conflict between analytically and experientially based judgments is resolved. 相似文献

When participants are asked to spontaneously categorize a set of items, they typically produce unidimensional classifications, i.e., categorize the items on the basis of only one of their dimensions of variation. We examine whether it is possible to predict unidimensional vs. two-dimensional classification on the basis of the abstract stimulus structure, by employing Pothos and Chater's simplicity model of spontaneous categorization [Pothos, E. M., & Chater, N. (2002). A simplicity principle in unsupervised human categorization. Cognitive Science, 26, 303-343]. The simplicity model provides a quantitative measure of how intuitive a particular classification is. With objects represented in two dimensions, we propose that a unidimensional classification will be preferred if it is more intuitive than all possible two-dimensional ones, and vice versa. Empirical results supporting this proposal are reported. Implications for Goodman's paradox are discussed. 相似文献

We examined the differences between early and late start juvenile delinquents in a sample of 531 previously incarcerated youth in Oregon's juvenile justice system. Data were analyzed with logistic regression to predict early start delinquency based on four explanatory variables: foster care experience, family criminality, special education disability, and socioeconomic status. Youth with foster care experience were four times more likely to be early start delinquents than youth with no foster care experience. Youth with a family member convicted of a felony were two times more likely to be early start delinquents than youth with no family felony. Implications for future research are discussed, as well as implications for practice and policy. We suggest that future studies examine differences between male and female delinquents, the effects of foster care on children, and interfamilial processes that facilitate criminal behavior. Efforts to support children and families at risk of abuse and neglect should be reexamined in light of the results of our study, which adds to the emerging knowledge base regarding the relationships between violence experienced in early childhood, and future criminal behavior. 相似文献
