ABSTRACT

Frequent experiences of flow – an enjoyable state of optimal challenge – at work are associated with many positive individual and organizational outcomes. In our research, we examine how leaders affect subordinates’ flow experiences through subordinates’ work-related self-concept. Specifically, on the basis of self-concept theory, we propose that transformational leaders affect followers’ work-related self-concept, which we construe as followers’ psychological empowerment, consisting of the four sub-facets of meaning, competence, self-determination and impact. We further propose that psychological empowerment is positively related to flow experiences at work. In sum, we thus hypothesize that the effect of transformational leadership on employees’ flow experiences is mediated by psychological empowerment. Additionally, we propose that this indirect effect is moderated such that it is stronger for employees holding a formal leadership position. We tested the model with two two-wave questionnaire studies with employees (Study 1: N = 307 at time 1; N = 60 at time 2; Study 2: N = 611 at time 1; N = 271 at time 2) from different organizations. Path models reveal support for the mediation hypotheses in both samples but not for the moderated mediation hypothesis.  相似文献

The present study examined the hypothesis that Asian cultures' dialectical way of thinking influences emotion reports. A dialectical way of thinking sees emotions of the opposite valence (e.g., happy, sad) as compatible with each other. In contrast, Western philosophy considers these emotions to be in conflict with each other. We examined correlations between frequency estimates of pleasant emotions (FPE) and frequency estimates of unpleasant emotions (FUE) in Asian, non-Asian collectivistic, and Western cultures. As predicted, FPE-FUE correlations were less negative in Asian cultures than in other cultures. We also observed a tendency for the culture effect to be moderated by gender. The strongest negative correlation was obtained for women in non-Asian cultures.  相似文献

As coaching becomes an established learning and development tool, it expands to new work contexts and relevant populations. Exploring coaching outcomes in insolvent entrepreneurs is a new and promising field. Business failure is a devastating experience for entrepreneurs, associated with negative emotions and adverse psychological and physiological reactions. Our study is the first to examine if coaching can help improve the coping resources, health, and cognitive performance of insolvent entrepreneurs. The results of our pre-post-test-within-subject analyses based on 19 participants show a positive improvement in psychological well-being, vital exhaustion, and vigilance. By contrast, no improvements were found with regard to coping resources and biomarkers such as stress hormones concentrations in hair. Unexpectedly, the working alliance between client and coach did not increase the improvements following coaching. Our findings contribute to the growing literature on the effects of coaching; however, our results should be interpreted cautiously as unfortunately we had no opportunity to include a control group in our research design.  相似文献
