It was hypothesized that ability, effort, and the interaction between ability and effort would influence pay level and pay increase decisions. An experiment was conducted with 66 human resource professionals to test this hypothesis. The results indicate that pay level decisions are influenced primarily by ability, and pay increase decisions are influenced primarily by the interaction between ability and effort. The results are discussed in the context of the traditional compensation model which suggests that ability should influence pay level, but not pay increase, and that effort should influence pay increase, but not pay level. It was concluded that the distinction currently being made between person and job based pay plans may not be meaningful.Portions of this paper were presented to the PHR division of the Southern Management Association, Atlanta, November, 1991.The authors wish to thank Marcia Miceli, Eileen Hogan, and Don Eskew, for their helpful comments on earlier drafts.  相似文献

The present study examined the effect of facial attractiveness and gender on raters' evaluations of and explanations for managerial performance. Results showed attractiveness to be a potential liability for both males and females. Good performance of attractive females was more likely than that of others to be attributed to luck or bias, while that of attractive males was viewed as occurring with little effort. In addition, the poor performance of attractive individuals was blamed on lack of effort (females) or lack of ability (males). Implications of these findings are discussed. An earlier version of this paper was published in the 1986 Proceedings of the Southern Management Association.  相似文献

Subjective cognitive effort: a model of states, traits, and time   总被引:2,自引:0,他引:2
Self-regulation theories were used to develop a dynamic model of the determinants of subjective cognitive effort. The authors assessed the roles of malleable states and stable individual differences. Subjective cognitive effort and perceived difficulty were measured while individuals performed an air traffic control task. As expected, Conscientiousness moderated the effort trajectory. Individuals with high Conscientiousness maintained subjective cognitive effort at high levels for longer than their counterparts. There were also individual differences in reactions to perceptions of task difficulty. The intra-individual relationship between perceived difficulty and subjective cognitive effort was stronger for individuals with low ability or low Conscientiousness than for their counterparts. A follow-up study showed that the measures of perceived difficulty and subjective cognitive effort were sensitive to a task difficulty manipulation as well as that the relationship between perceived difficulty and subjective cognitive effort held after controlling for self-set goal level. These findings contribute to the self-regulation literature by identifying factors that influence changes in subjective cognitive effort during skill acquisition.  相似文献

Self‐regulatory processes are central to achievement contexts, as individuals spend much of their time in these situations pursuing goals. This study investigated the effects of accountability and outcome interdependence on goal and effort regulation over time. Participants completed five task trials, reporting goals and intended effort prior to each trial and receiving performance feedback after each trial. Hierarchical linear modeling analyses indicated that there was a positive within‐person relationship between performance and subsequent goals. More importantly, findings indicated that the performance–goal relationship was moderated by accountability and the performance–effort relationship was moderated by outcome interdependence. These results reveal that the goal and effort regulation patterns observed in prior studies are influenced by common social contextual factors, leading to different patterns of self‐regulation.  相似文献

ObjectivesResearch on the relationship between self-efficacy beliefs and subsequent performance on a task has typically supported a positive linear model. However, these results typically excluded a moderate level of self-efficacy as an independent variable nor used quadratic regression analyses to test for a curvilinear relationship. There are reasons to believe that a more accurate relationship between self-efficacy and performance is curvilinear (i.e., that some self-doubt of self-efficacy may predict optimal effort) under certain circumstances.DesignThe current study examined this relationship with the muscular endurance task of a plank exercise.MethodsSeventy-five participants participated in two trials of the exercise. Self-efficacy was recorded prior to each trial and performance in the plank exercise was used as an indicator of motivational effort.ResultsThere was a significant curvilinear relationship between efficacy and performance on the first trial and a significant linear relationship between the two on the second trial. Further analyses showed that individuals who substantially over or underestimated their abilities on the first trial did not significantly alter their effort on the second trial.ConclusionsThe current study provides some support for the possibility that some self-doubt can be a motivating factor for individuals to exert maximal effort when initially attempting an exercise endurance task.  相似文献

As multinational organizations increase operations in emerging economies, firms need to understand how cultural values prevailing in a host country can influence leadership practices developed and practiced in Western economies. This study explores the relationships among leadership styles and salespeople's attitudes and behaviours with data from salespeople in India with power distance measured at the individual level. Results suggest that for employees' instrumental leadership is more effective in promoting employee effort and increasing job performance. In addition, the relationship between satisfaction with supervisor and turnover intentions is weaker or insignificant, while the relationship between satisfaction with supervisor and effort is stronger for employees in higher power distance organizations. The study highlights cultural sensitivities that need to be considered in formulating an effective leadership style in emerging market contexts.  相似文献

In a sample of Norwegian 14- and 15-year-old students no significant relationship was found between total externality-internality score and level of ability. However, a significant relationship was found between ability and a subscale of locus of control related to degree of belief in the impact of school effort. The analyses of gender differences showed that girls had significantly higher total internal locus of control scores than boys. Boys were, however, significantly more internally oriented than girls on a subscale related to the respondents' general belief in luck, while girls were significantly more internally oriented than boys on a school effort scale. The present study does not support the notion that girls develop an attributional pattern which is more closely related to their abilities while boys may develop a broader attributional pattern.  相似文献

It has been broadly assumed by both researchers and managers that the more effort salespeople exert, the better their performance outcomes are likely to be. However, organizations are placing an increasing emphasis not just on objective sales outcomes, but on subjective, customer service outcomes as well. This research tests relationships between employee effort and relational performance. We develop and test the position that employee effort reaches a point of diminishing returns, after which relational performance decreases. Further, in an effort to bound our model, we test the moderating role played by employees' emotional intelligence in this relationship. We test our study model in a lagged, multisource field study, matching survey data collected from 107 employees and 19 supervisors, relational performance metrics, and archived effort data collected for a period of 3 months pre–survey data collection. The results from our analysis indicate that the relationship between effort and relational performance is captured by an inverted U-shaped function that is significantly moderated by emotional intelligence. We find that the effort of employees with low EI reaches an identifiable point of diminishing returns; however, the more effort those with high EI exert, the better their relational performance outcomes tend to be.  相似文献

This study tests the relationship between two theoretical models of human attentional capacity: Pascual-Leone's mental capacity and Kahneman's mental effort. It was found that significant and positive correlations exist between the empirical measures of the above constructs, and the relationship is demonstrated via construct validation by showing that the two constructs relate in the same manner to the subject's cognitive style (i.e., field-dependence/independence).  相似文献

This article examines the relationship between motivation and performance during skill acquisition. The authors used multilevel analysis to investigate relationships at within- and between-person levels of analysis. Participants were given multiple trials of practice on an air traffic control task. Measures of effort intensity and performance were taken at repeated intervals. As expected, the relationship between effort and performance increased with practice. Furthermore, the rate at which this effect strengthened was faster for individuals with high-ability or low-performance orientation. There was also an interaction between learning and performance orientations that only emerged after practice. By the end of practice, the negative effects of performance orientation were stronger for individuals with high learning orientation. Results highlight the importance of adopting a multilevel framework to enhance understanding of the link between motivation and performance.  相似文献

This study examined the effect of achievement goals and achievement emotions on sport satisfaction, performance and effort among competitive athletes. Participants were 200 athletes. Structural equation modeling was used to test the indirect effect of mastery-approach goals on satisfaction with sport experience and performance, the direct effect of mastery-approach goals on enjoyment and effort, the direct effect of performance-approach and performance-avoidance goals on performance, and the direct effect of mastery-avoidance goals on effort. Results showed a positive direct effect of mastery-approach goals on enjoyment and an indirect effect, through enjoyment, on satisfaction, performance, and effort. We did not find support for the hypothesized effect of performance-approach or performance-avoidance goals on performance. The applied implications of endorsing mastery-approach goals are discussed.  相似文献

Three experiments were conducted examining the relationship between the mental effort requirement of cumulative rehearsal and spontaneous utilization of the strategy by children. Mental effort was assessed by measuring the interference produced by cumulative rehearsal with a simultaneously performed secondary task (finger-tapping). It was found in Experiment 1 that second- and third-grade children experienced significantly more finger-tapping interference during instructed cumulative rehearsal than did sixth-grade children, an effect which, Experiment 2 demonstrated, could not be attributed simply to developmental differences in time-sharing performance. In Experiment 3 it was found that, for children in grades 2 through 5, rehearsal set size during spontaneous rehearsal was negatively correlated with amount of finger-tapping interference during instructed cumulative rehearsal, suggesting that spontaneous use of a cumulative rehearsal strategy was negatively correlated with the mental effort requirement of strategy use. These findings support the view that the mental effort requirement of strategy use may influence children's strategy selection on memory tasks.  相似文献

We studied the mediating role of enjoyment in the relationship between task characteristics and work effort. To this end, an experience sampling study was implemented in which 50 employees reported on the characteristics of the task they were performing, their level of enjoyment, and their level of work effort five times a day for five working days. Results revealed that, at the concurrent level, task characteristics related to changes in task enjoyment, and that these changes were related to changes in work effort. Moreover, the relationships did not disappear when controlling for the three critical psychological states of the job characteristics model (i.e., experienced meaningfulness, experienced responsibility, and knowledge of the results). No cross-lagged relationships were found between enjoyment and work effort. Implications for studies on effort and motivation as well as practical implications are discussed.  相似文献

Considering the growing acceptance of humanoid robots in the service industry, this study aimed to examine their negative impact on service evaluation, as well as the underlying mechanism of perceived effort and the moderating role of consumer mindset. Three experiments that used different service scenarios revealed that humanoid service robots negatively affected service evaluation compared to human employees, and this effect was mediated by decreased perceived effort. Furthermore, this negative impact was attenuated when consumers had a concrete mindset compared to abstract. This work contributes to both consumer service and robot literature by elaborating on the possible adverse influence of replacing human employees with humanoid service robots. It also offers managerial implications for how and when to adopt a robot service in this machine age.  相似文献

Historically, conscientiousness-performance relationships have been modest, suggesting the need to examine theoretically-relevant moderating variables. Based on theory and empirical research suggesting that performance variance is maximally predicted in the presence of person and situation variables, we examined the moderating potential of work effort and psychological climate on the conscientiousness-performance relationship. Data gathered from 139 predominately part-time restaurant employees revealed that conscientiousness predicted performance in the simultaneous presence of high levels of work effort and positive psychological climate. Conversely, conscientiousness had no empirical association with performance when coupled with other combinations (e.g., high-negative; low-positive; low-negative) of work effort and psychological climate. Implications for research, strengths, limitations, and directions for future research are discussed.  相似文献

The research dealing with female managerial performance has generally been plagued with empirically inconsistent results, anecdotal literature and an inability to develop generalizable theory. A prepositional analysis of the female performance literature is utilized in an effort to provide direction and focus. The paper concludes that methodological problems may be contributing to invalid conclusions concerning female performance, and efforts to improve performance. In addition, it is concluded that organizational initiates designed to aid women have not been significant.  相似文献

ObjectivesThe present research investigates how coaches' identity leadership predicts individual and team outcomes in soccer. Specifically, we tested hypotheses that coaches' identity leadership would be associated with players' perceptions of (a) higher team effort, (b) lower turnover intentions, (c) better individual performance, and (d) better team performance. In addition, we aimed to examine the relationship between coaches' identity leadership and increased team identification of players and the degree to which the associations of identity leadership with these various outcomes were mediated by players' strength of team identification.DesignWe conducted a cross-sectional study of male soccer players in Germany.MethodThe final sample consisted of 247 male soccer players nested in 24 teams that completed measures of their coaches' identity leadership, team identification, team effort, turnover intentions, and individual/team performance.ResultsAnalysis revealed a positive relationship between coaches' identity leadership and team effort, as well as individual and team performance. Moreover, coaches' identity leadership was associated with lower turnover intentions. There was also evidence that the relationships between identity leadership and the investigated outcomes were mediated by team identification.ConclusionsThese findings support claims that coaches' identity leadership is associated with better individual and team outcomes because it helps to build a sense of ‘we’ and ‘us’ in the team they lead.  相似文献

Investigations of the causal relationship between organizational commitment and job satisfaction have yielded contradictory findings. Little empirical research has looked at this complex relationship in the context of work effort. The purpose of this study was to determine how these variables interact in the service environment. Using a sample of 425 employees in two service organizations, the author tested two structural equation models. The hypothesized model with organizational commitment as a moderator between job satisfaction and service effort fit better than a model with job satisfaction as moderator did. Conceptual implications are discussed, and suggestions for future research are made.  相似文献

Studies examining within-person level self-efficacy effects on effort allocation have produced mixed results, ranging from positive, to null, to negative. Drawing on individual differences literature, we propose that the within-person relationship between self-efficacy and effort allocation depends on Conscientiousness, a personality trait reflecting the will to achieve and capacity to self-discipline. Individuals with higher levels of Conscientiousness will respond to lower self-efficacy with increased effort, resulting in an inverse relationship between self-efficacy and effort expenditure. In contrast, individuals with lower levels of Conscientiousness will need higher self-efficacy to stay task focused and sustain effort allocation, leading to a positive effect of self-efficacy on effort expenditure. Findings from a 3-week daily diary study generally support the hypothesized moderating effects of Conscientiousness. Theoretical and practical implications are discussed.  相似文献

Sensation of effort and duration of mentally executed actions   总被引:3,自引:0,他引:3
The aim of this study was to examine whether a sensation of effort would arise in subjects requested, by verbal instructions, to mentally perform motor tasks with an internal imagery strategy. Sixteen subjects had to imagine themselves, from a first person perspective, writing a sentence and drawing a Necker's cube either with their right dominant hand or with their left hand, as well as hopping around a square either on their right or left foot. The time needed to mentally execute these actions was measured. The sensation of effort following the mental performance and the difficulty of imaging the tasks were assessed by means of two analog rating scales. The results indicate that the sensation of effort increased across the trials. Furthermore, a negative correlation coefficient (mean r = -0.99) was found between the difficulty to imagining a given motor task and the subjective sensation of effort across the trials. Moreover, the sensation of effort was more pronounced when the tasks involved the non-dominant limb.  相似文献
