We examined the possibility that teams composed primarily of individuals with personality characteristics conducive to team creativity (e.g., high extraversion, high openness to experience, low conscientiousness, high neuroticism, low agree‐ableness) would show synergistic increases in creativity when they experienced high levels of “team creative confidence”, a shared understanding that the team is more creative than each team member individually. We tested these hypotheses using a sample of 145 three‐student teams that worked on a set of idea generation tasks at Time 1 (T1) and a second set two weeks later at Time 2 (T2). As expected, results of cross‐lagged regression analysis indicated that when team creative confidence at T1 was high, team creativity at T2 increased quadratically as the number of team members who scored high on extraversion, high on openness, or low on conscientiousness increased. However, the number of individuals composing a team who scored high on neuroticism or low on agree‐ableness had no relation to team creativity under conditions of high or low team creative confidence. Implications of these results for the design of creative teams are discussed.  相似文献

现代组织越来越依赖团队进行创造与创新活动, 团队创造力成为理论与实践共同关注的热点问题。最新理论指出, 与个体类似, 团队也是信息加工者, 团队决策实质上也是信息搜寻、编码、存储和提取的认知加工过程。从团队认知角度开展研究是团队创造力领域的新方向。鉴于此, 本研究从团队认知的角度出发, 探讨共享心智模型与团队创造力之间的关系。基于80个信息平台运行维护团队的数据, 研究结果表明, 心智模型的相似性与正确性均能影响团队创造力, 但方向正好相反。心智模型相似性负向预测团队创造力, 而心智模型正确性则正向预测团队创造力。两者还共同影响团队创造力, 当成员心智模型正确性高且相似性低时, 团队创造力最高; 而当成员心智模型彼此相似但错误时, 团队创造力最差。本研究首次将团队认知和团队创造力两个研究领域结合起来, 研究结果有望丰富和拓展两个领域研究成果。  相似文献

Despite the growing body of research on creativity in team contexts, very few attempts have been made to explore the team‐level antecedents and the mediating processes of team creative performance on the basis of a theoretical framework. To address this gap, drawing on Paulus and Dzindolet's (2008) group creativity model, this study proposed team creative efficacy, transformational leadership, and risk‐taking norms as antecedents of team creative performance and team proactivity as an intervening mechanism between these relationships. The results of team‐level regression analyses conducted on the leaders and members of 103 Korean work teams showed that team creative efficacy and risk‐taking norms were positively associated with team creative performance. Furthermore, the relationships between team creative efficacy and team creative performance and between risk‐taking norms and team creative performance were mediated by team proactivity. These findings offer new insights regarding the antecedents and the mediator of creative performance in team contexts and important implications for theory and practice.  相似文献

How does prior experience influence team creativity? We address this question by examining the effects of task experience acquired directly and task experience acquired vicariously from others on team creativity in a product-development task. Across three laboratory studies, we find that direct task experience leads to higher levels of team creativity and more divergent products than indirect task experience. Moreover, our results show that the difference in team creativity between direct and indirect task experience persists over time. Finally, our findings demonstrate that transactive memory systems fully mediate the effect of direct task experience on team creativity. Teams who acquired task experience directly are more creative because they develop better transactive memory systems than teams who acquired experience vicariously. We discuss how our findings contribute to understanding the effects of prior experience on team creativity, and the role of transactive memory systems in creative tasks.  相似文献

This study aimed to enhance understanding of team creativity by investigating the type of team mental models that team members develop during their work on a creative problem solving task. We hypothesized that teams that develop dissimilar team mental models, compared to similar and complementary team mental models, will achieve a higher information elaboration. This effect will be moderated by the development of a high learning-performance team goal orientation. Information elaboration in turn was hypothesized to predict team creative performance. In a 3 (similar/dissimilar/complementary team mental models) × 3 (learning/performance/learning-performance goal orientation) experimental study on a sample of 33 teams (N = 98) we found that teams that developed more dissimilar team mental models and experienced a learning-performance goal orientation intervention engaged in more information elaboration. Information elaboration, in turn, mediated the relationship between the interaction between team mental models and team goal orientations and team creative performance. Implications for research on team mental models and team creativity are discussed.  相似文献

Although deep-level diversity among team members are often discussed as important catalysts of team creativity, little is currently understood about the impact of diversity in team members’ personality on team creativity and team satisfaction. We propose that diversity in team members’ agreeableness would reduce the effectiveness of creative teams through its impact on team conflict experienced. To test our hypotheses, we recruited 93 student teams to participate in a laboratory study where each member had their personality traits assessed before engaging in a team creativity task. We found that diversity in team members’ agreeableness was positively associated with team task conflict experienced which, in turn, was negatively associated with team creativity. Additionally, we found that diversity in team members’ agreeableness was positively associated with team relationship conflict, which, in turn, was negatively associated with team satisfaction. The antecedents of team creativity and their effects on team task performance are explored in this study, with a particular focus on how leader humility promotes team creativity and when team creativity can be converted into performance. Hypotheses were tested via a multiple-source and time-lagged study with 341 employees and 104 teams from five different organizations in China. The results showed that leader humility promotes team creativity through team creative efficacy, and leader conscientiousness moderates this indirect effect. Furthermore, team creativity is more positively related to team task performance when teams are more future oriented. The theoretical contributions and management significance of these findings are discussed, followed by a discussion of limitations and directions for future research.  相似文献

Despite the clear importance of team creativity for organizations, the conditions that foster it are not very well understood. Even though diversity, especially diversity of perspectives and knowledge, is frequently argued to stimulate higher creativity in teams, empirical findings on this relationship remain inconsistent. We have developed a theoretical model in which the effect of a team's diversity on its creativity is moderated by the degree to which team members engage in perspective taking. We propose that perspective taking helps realize the creative benefits of diversity of perspectives by fostering information elaboration. Results of a laboratory experiment support the hypothesized interaction between diversity and perspective taking on team creativity. Diverse teams performed more creatively than homogeneous teams when they engaged in perspective taking, but not when they were not instructed to take their team members' perspectives. Team information elaboration was found to mediate this moderated effect and was associated with a stronger indirect effect than mere information sharing or task conflict. Although both participative safety and team task conflict are widely thought to be related to team creative performance, the nature of this relationship is still not well understood, and prior studies have frequently yielded conflicting results. This study examines the ambiguity in the extant literature and proposes that both constructs must exist in tandem. Through a study of 55 design teams, we have identified a significant interaction between task conflict and participative safety. Results suggest that both participative safety and task conflict must exist in tandem to spur team creativity, and that team creative performance must be examined at the facet level, instead of simply as a single construct. In addition, supplemental analyses suggest that teams low on participative safety and task conflict are likely able to generate more original solutions for creative tasks due to the presence of an independent, disagreeable creative member. This research is the first to examine different types of creativity dimensions in relation to different types of visualization on a team level, by comparing adolescences’ teams of different specialization (visual artist, scientists, and humanities) during a complex creative task in an ecologically valid educational setting First, the difference between all teams’ creative outputs (drawings) was compared in terms of their visual characteristics and represented content based on parameters derived from the content analysis of visual media. Second, the teams’ creative performance was compared using evaluations of experts from different professional domains. Based on the evidence from examination of teams’ creative products (final drawings) and their evaluations by professionals, this research suggests that object visualization is related to artistic creativity and spatial visualization is related to scientific creativity on the team-level. Furthermore, the findings provide a clear indication that assessing general creativity independently of the domain, as it has been done so far in most team creativity literature, might be somewhat limited.  相似文献

Drawing on the componential model of creativity (Amabile), we examined how shared leadership and a formally appointed leader's transformational leadership jointly cultivate team creativity in two studies. We conducted an experiment with a sample of 109 undergraduate students (32 teams) enrolled in a business plan competition (Study 1) and a field survey based on multisource, time-lagged data collected from 251 full-time employees working on 64 research and development teams (Study 2). The results from both studies revealed that shared leadership enhanced team members’ individual creative self-efficacy and individual creativity, which in turn improved team creativity. Moreover, the results from Study 2 showed that a formally appointed leader's use of different transformational leadership behaviors had different impacts on individual and team creativity. Individual-focused transformational leadership strengthened the positive effect of shared leadership on team members’ average individual creativity, whereas group-focused transformational leadership facilitated the translation of teams with high average individual creativity into teams with high levels of team creativity. The theoretical and practical implications of the findings are discussed.  相似文献

This study extends the research on the creative work process in teams by integrating personality traits, knowledge-sharing behavior, and transformational leadership. Analyses of multisource data from 347 members of 53 creative teams in 26 firms reveal the associations between heterogeneity of openness to experience in teams and team creativity (i.e., idea generation and idea development). Further, knowledge sharing mediated the relationships between personality heterogeneity and team creativity. Transformational leadership amplified the relationship between personality heterogeneity and idea development. Theoretical and practical implications are discussed.  相似文献

The development of new ventures is often based on collective creative efforts. We conceptualize team creativity as a process of looking for and exploring new solutions and examine whether and how CEO leadership fosters creativity in top management teams (TMT). Data collected from senior executive teams indicate that CEO ideational facilitation leadership is positively related to team knowledge sharing, which in turn results in enhanced team exploratory behaviors. These findings bear important theoretical implications for ways in which leaders can enhance creativity in teams and augment the entrepreneurial direction of executive teams.  相似文献

The authors examined conditions under which teams' educational specialization heterogeneity was positively related to team creativity. Using a sample of 75 research and development teams, the authors theorized and found that transformational leadership and educational specialization heterogeneity interacted to affect team creativity in such a way that when transformational leadership was high, teams with greater educational specialization heterogeneity exhibited greater team creativity. In addition, teams' creative efficacy mediated this moderated relationship among educational specialization heterogeneity, transformational leadership, and team creativity. Innovation through creativity is an important factor in the success and competitive advantage of organizations. Theory and research suggest that both leadership and organizational climate have important consequences for individual creativity. However, researchers have rarely considered the interactive effects of leadership and organizational climate. This study taking a “Substitute for Leadership” perspective, develops and tests the idea that empowerment climate affect the relationship between leadership and followers' creative performance. Data were collected from 93 teams, including 465 team members and 93 team supervisors, in a large multinational company based in China. Hierarchical linear modelling was used to examine the hypothesized cross-level model. As expected, transformational leadership and team empowerment climate were positively related to subordinates' creative performance and transactional leadership was negatively related to subordinates' creative performance. In addition, the relationship between leadership and subordinates' creative performance was moderated by team empowerment climate. The study resulted in the implication of several major variables for explaining individual creativity in the Chinese context.  相似文献

Intrigued by relationship between team motivational context and individual characteristics in the organizational reality, we developed and tested a cross‐level model to investigate the interactive effects of team empowerment and individual goal orientations on individual creative performance through the mediating mechanism of an individual's creative self‐efficacy. Using multi‐wave multi‐source data from 63 R&D teams in three IT companies, we found that (1) team empowerment, individual learning goal orientation, and individual performance orientation are all positively related to individual creative performance through mediation of creative self‐efficacy; (2) learning orientation and performance approach orientation could both supplement the effects of team empowerment on individual creative self‐efficacy. Our findings point to the importance of individual goal orientation in shaping the effects of team motivation climates and provide insights for both scholars and practitioners. The specific practical implications include but are not limited to (1) individuals with learning and performance approach orientations should be identified during hiring procedures given that they could still thrive in less empowered teams and maintain a relatively high level of creative self‐efficacy and creative outcomes; (2) managers should consider assigning employees who are more learning oriented to more empowering and open‐ended tasks in order to obtain better creative results.  相似文献

How does team participative decision‐making affect individual creative performance? Building on team climate theory (Anderson & West, 1998; West 1990, 2002; West & Sacramento, 2012), this study investigates the indirect effect of team participative decision making on employee creativity through individual perception of cognition team diversity and psychological safety. Results from 256 supervisor–subordinate dyads in 45 teams show that team participative decision making is positively associated with cognitive team diversity and psychological safety. For the mediating effects, team participative decision‐making climate is positively indirectly related to creative performance via psychological safety but not via cognitive team diversity. We draw on 146 employee‐co‐worker‐supervisor triads from 146 organizations to examine the role of individual perspective‐taking and team creative environment in the association between individual creativity and organizational innovation. Adopting an interactionist perspective, we find that the link between individual creativity and organizational innovation is most clearly strengthened when individual perspective‐taking and team creative environment are both high. Neither individual perspective‐taking nor team creative environment alone moderated the relationship between creativity and innovation.  相似文献
