The attractiveness bias suggests that people who are more attractive will be positively favored across life outcomes. This study sought to test whether candidate attractiveness, sex, and race, affect perceptions of candidate strength in a job recruitment task. In total, 338 White women (Mage = 20.94 ± 5.65) were asked to make judgements of a potential candidate for an administrative job (resume with candidate photograph). The vignettes differed in terms of candidate ability (strong/weak), sex (male/female), race (Black/White), and attractiveness (attractive/less attractive). Participants rated perceived candidate strength and likelihood to invite for interview. Results showed no significant main effects for attractiveness. However, there was a significant interaction for target attractiveness and race, such that attractive/White candidates were more likely to be invited for interview than less attractive/White candidates. There was also a significant main effect for race such that Black candidates were rated as stronger and more likely to be interviewed. Sensitivity analyses (with nonheterosexual women removed from the sample) also showed a main effect for target sex such that female candidates were favored over male candidates. Overall, these findings provide evidence that attractiveness, sex, and race have important, albeit complex, effects on hiring decisions in the workplace.  相似文献

We examine the antecedents impacting interviewers’ initial impressions of candidates formed during the rapport‐building stage of the interview and subsequent evaluations of answers to highly structured interview questions. Ratings for 130 mock interview candidates reveal a strong relationship between interviewers’ initial impression of the candidate and their evaluations of candidate responses to structured questions. These initial impressions correspond with candidate extraversion and verbal skill, controlling for job qualifications. Interviewers’ initial impressions mediate the effect of candidate characteristics, relevant for some jobs more so than others, on later evaluations. Thus, initial impressions formed during rapport building appear to influence subsequent evaluations whether they are clearly job‐relevant or not. These findings have important implications for the validity of structured interviews.  相似文献

Personnel representatives (N = 52) were shown one of four videotaped job interviews in which the verbal content of the 16-min interview was identical, but the interviewee's nonverbal behavior was manipulated. A “low nonverbal” interviewee was defined by minimal eye contact, low energy level, lack of affect and voice modulation, and a lack of speech fluency. The “high nonverbal” interviewee demonstrated the opposite behavior on each of these components. The subjects were asked to rate the videotaped candidates on dimensions previously identified as critical in influencing a job interviewer's decisions. Nonverbal behavior was found to have a significant effect on almost every rating made by subjects in this study. After reviewing the entire 16-min interview, 23 of the 26 subjects who saw the “high nonverbal” candidate would have invited him/her for a second interview. All 26 of the subjects who saw the “low nonverbal” candidate would not have recommended a second interview.  相似文献

Two research questions pertaining to the applicant age bias effect were addressed in this study: the effect of age-related information exposure on selection decisions and the issue of between-sample generalizability with reference to the age bias effect. Manager and student selectors made selection decisions after viewing one videotape of a simulated selection interview of either an old or a young job applicant. Before viewing the interview tape, half of each subject group was given an item of age-related information and the other half was given neutral information. The results showed that, under the neutral information condition, managers preferred hiring the young applicant for the low-status job, and students favored the old candidate for the high-status position. Under the age-related information condition, managers shifted to favoring the old candidate for the low-status job, and students preferred the young applicant for both the low- and high-status positions. Age discrimination in selection decisions and the lack of external validity of student results in selection research are then discussed.  相似文献

This study examined the effects of employee self-enhancement motives on job performance behaviors (organizational citizenship behaviors and task performance) and the value of these behaviors to them. The authors propose that employees display job performance behaviors in part to enhance their self-image, especially when their role is not clearly defined. They further argue that the effects of these behaviors on managerial reward recommendation decisions should be stronger when managers believe the employees to be more committed. The results from a sample of 84 working students indicate that role ambiguity moderated the effects of self-enhancement motives on job performance behaviors and that managerial perceptions of an employee's commitment moderated the effects of those organizational citizenship behaviors that are aimed at other individuals on managers' reward allocation decisions.  相似文献

This study examined the influence of the gender and communication style of job applicants, as well as the gender and sex-role stereotyping of interviewers, on hiring decisions. Fifty-six personnel officers viewed videotapes of simulated employment interviews, in which male and female candidates used either aggressive, assertive, or nonassertive styles of communication. Personnel officers rated job candidates on likeability, similarity to the officers themselves, and hireability. Interviewers were most likely to employ assertive applicants, and the sex-role stereotypes of interviewers did not influence their perceptions of these candidates. Sex-role beliefs, however, did affect evaluations of aggressive and nonassertive job applicants. Interviewers who were low in sex-role stereotyping were more likely to hire a nonassertive than an aggressive candidate, while interviewers with higher levels of sex-role stereotyping were more likely to hire aggressive candidates. For assertive candidates, judgments by the interviewers of the perceived similarity of the candidate to themselves and their liking for the applicant both influenced their decision to hire the candidate. For aggressive and nonassertive candidates, however, the interviewers' liking toward the candidate mediated the relationship between perceived similarity and hiring decisions.  相似文献

The current study examined the relationship between organizational citizenship behavior and sport team performance and the moderating role of task interdependence in that relationship. Two types of collegiate teams—softball (N = 25) and tennis (N = 15)—were utilized to represent different levels of task interdependence with softball being considered more interdependent than tennis. Athletes (N = 448) answered survey questions concerning organizational citizenship behavior (helping, civic virtue, sportsmanship [due to the historic use of the term “sportmanship” in developing the measures used in this study, that term will be used instead of “sportpersonship”]), team cohesiveness, athlete satisfaction, and transformational leadership behaviors. Researchers collected performance statistics for athletes. Results indicated that helping behavior was the strongest organizational citizenship behavior predictor of performance, but the effect differed between tennis and softball teams.  相似文献

An important question in real world selection situations is: How do interviewers integrate employment test scores and interview information in making selection decisions? The present study expands on previous research by examining how valid biodata test scores and interview information interact in the prediction of actual interviewer selection decisions and actual job performance criteria for hired candidates. The sample for the study was 577 actual candidates for the position of life insurance sales agent evaluated by insurance agency managers from a single company. The results indicated the presence of interaction effects in predicting both the interviewers' decision and 12-month survival. The interview information predicted the decision and survival best for candidates with low passing scores on the biodata test and poorest for candidates with high passing scores. The results clarify the conditions under which interview information is most predictive of job performance criteria.  相似文献

The interview is an ideal opportunity for job candidates to assess their fit with potential employers. While research shows that candidates' perceptions of person–organization (PO) fit lead to important outcomes, fewer studies explore how such perceptions are formed. A policy‐capturing study modeled how job candidates detect and interpret cues from the interview to inform their determinations of PO fit. A total of 213 participants read a series of vignettes representing interview scenarios, and rated each in terms of his/her perceived PO fit. Evidence showed that participants considered context factors (interview procedure practices and interviewer behaviors) more than the values‐relevant content of interview questions when assessing their level of PO fit.  相似文献

The relationship between job involvement and organizational citizenship behaviours and between organizational citizenship behaviours and withdrawal intent (intent to quit and intent to absenteeism) are slightly well-documented. The purpose of this paper was to associated job involvement, organizational citizenship behaviours and withdrawal intent to examined their relationship. An empirical study was made using a sample of 252 employees. Data showed that job involvement predict most of citizenship behaviours (helping behaviour, civic virtue, sportsmanship) except altruism. Citizenship behaviours have significant and negative impact on intent to quit. More precisely, civic virtue and altruism predict only intent to absenteeism, while sportsmanship predict simultaneously intent to quit and intent to absenteeism. At last, helping behaviors predict neither intent to quit nor intent to absenteeism. Managerial and theoretical implications and limits of the study are discussed.  相似文献

进谏行为和组织公民行为等角色外行为研究近年来备受关注。与组织公民行为相比,进谏行为是一个新的构念。本研究探索了进谏行为的构念内涵,并借鉴诺莫网络思路考察了进谏行为与组织公民行为的关系。问卷研究的结果表明:进谏行为能融入组织公民行为构念,领导公平和情感承诺对两者都具有正面影响,而大五中的宜人性维度对两者的影响表现出差异性;从事角色外行为会导致更高的工作满意感。研究证实了进谏行为与组织公民行为构念内涵的相似性及存在的细微差异。  相似文献

Antecedents of interpersonally directed forms of citizenship and counterproductive behaviors (i.e., interpersonal helping and harming, respectively) have been studied most often under the broad categories of individual differences and job attitudes. Although these behaviors often are exhibited within the confines of interpersonal relationships, the impact of relationship quality and context on such behaviors has been understudied. The present study uses a social networks framework to examine the relational antecedents of interpersonal helping and harming in a sample of 62 members of a college sorority house. Results indicate that relational variables--direct, third-party, and structural or positional characteristics of positive and negative affective networks, and the frequency of voluntary interaction--explain substantial incremental variance (beyond traditional predictors) in helping and harming. Moreover, helping and harming were themselves weakly positively interrelated. Implications for theory and practice are discussed.  相似文献

Though covered under the Americans with Disabilities Act of 1990, job candidates with a record of a disability may be adversely evaluated. Two experiments demonstrate that subtle knowledge of a prior disability creates a bias that can be removed by a structured interview. A job candidate was labeled as having once suffered from depression, substance abuse, cancer, or no disability. The candidate who once suffered from depression or substance abuse was judged more negatively than a control candidate, while a cancer survivor was not. Though disabilities are not perceived equally, benchmarked rating scales can enhance attention to relevant behaviors, thus controlling the potential for bias.We thank Steven Gregson, Michael Records and Cynthia Strickland for their help with pilot studies. An applied sample was randomly assigned to evaluate the credentials of a job candidate with or without a physical disability and whose interview responses varied in quality (positive vs. average vs. negative). In addition to making hiring decisions, participants completed a number of measures including the Marlowe-Crowne Social Desirability Scale (Crowne & Marlowe, 1964), the Interaction with Disabled Persons Scale (Gething, 1991), an interview comfort measure, and an EEOC knowledge quiz. Results consistently indicated that participants evaluated the job candidate with a disability more favorably than the job candidate without a disability. Data also indicated a relationship between participants' level of comfort when interacting with persons with disabilities and their interview evaluations of such individuals. Results are discussed in terms of their implications for diversity management.  相似文献

Two studies were conducted to examine discrepancies in the evaluation of men and women regarding the performance of organizational citizenship behavior (OCB). In Study 1, base‐rate differences in the perceived frequency and value of citizenship behaviors performed by males and females were investigated. A gender by job type interaction was found indicating that women were perceived to engage in OCB more frequently than were men in gender‐neutral and male‐typed jobs. No gender differences were found regarding the value associated with citizenship behaviors. In Study 2, undergraduates rated videotaped male and female instructors who exhibited different levels of OCB. Results revealed a gender by OCB interaction such that more accurate behavioral observations were made when observing males exhibiting OCB and females exhibiting no OCB than when observing males who did not exhibit OCB and females who did exhibit OCB. No gender by OCB interactions were found with regard to ratings of overall performance evaluation or reward recommendations.  相似文献

The self-presentation tactics of candidates during job interviews and on personality inventories have been a focal topic in selection research. The current study investigated self-presentation across these two selection devices. Specifically, we examined whether candidates who use impression management (IM) tactics during an interview show more faking on a personality inventory and whether the relation to job performance is similar for both forms of self-presentation. Data were collected in a simulated selection process with an interview under applicant conditions and a personality inventory that was administered under applicant conditions and thereafter for research purposes. Because all participants were employed, we were also able to collect job performance ratings from their supervisors. Candidates who used IM in the interview also showed more faking in a personality inventory. Importantly, faking was positively related to supervisors’ job performance ratings, but IM was unrelated. Hence, this study gives rise to arguments for a more balanced view of self-presentation.  相似文献

Structured interviews often feature past-behavior questions, where applicants are asked to tell a story about past work experience. Applicants often experience difficulties producing such stories. Automatic analyses of applicant behavior in responding to past-behavior questions may constitute a basis for delivering feedback and thus helping them improve their performance. We used machine learning algorithms to predict storytelling in transcribed speech of participants responding to past-behavior questions in a simulated selection interview. Responses were coded as to whether they featured a story or not. For each story, utterances were also manually coded as to whether they described the situation, the task/action performed, or results obtained. The algorithms predicted whether a response features a story or not (best accuracy: 78%), as well as the count of situation, task/action, and response utterances. These findings contribute to better automatic identification of verbal responses to past-behavior questions and may support automatic provision of feedback to applicants about their interview performance.  相似文献

This study looks at the effects of education level on job performance in 2 ways. First, it provides a meta-analysis on the relationships between education level and 9 dimensions of job behaviors representing task, citizenship, and counterproductive performance. Results here show that, in addition to positively influencing core task performance, education level is also positively related to creativity and citizenship behaviors and negatively related to on-the-job substance use and absenteeism. Second, we investigate the moderating effects of sample and research design characteristics on the relationships between education and job performance. Significant results were found for gender, race, job level, and job complexity. The article concludes with implications for future research and the management of an increasingly educated workforce.  相似文献

The purpose of this research was to determine whether individuals could use the decoy effect to influence others' choices. In study 1, undergraduates (n = 50) and executive master's of business administration (EMBA) students (n = 24) read an employee selection scenario in which they were randomly assigned to prefer one of two candidates that were equal in overall attractiveness, but that had different strengths and weaknesses. They were then asked to choose one of three inferior candidates to add to the choice set that would make their preferred candidate more likely to be chosen by other decision makers. The “correct” inferior candidate was asymmetrically dominated—dominated by one of the two existing candidates, but not the other. Participants chose the “correct” decoy candidate at better than chance levels. In study 2, undergraduates and EMBA students (total n = 66) completed a set of four decision tasks, in which they were asked to choose from potential decoy alternatives that would highlight their preferred job candidate or the product they preferred to sell to a customer. Participants again chose the correct option at better than chance levels. When participants provided free‐response reasons for their choices, these responses indicated a fairly strong recognition of the influential nature of creating a dominating relationship. Implications for understanding this effect and how it may be used by hiring managers, sales personnel, and others who attempt to influence others people's decisions at work, are discussed.
