Participation in formal organizations has been considered a marker of social capital, but informal interactions may also provide social-capital relevant benefits. The current studies (N = 252 undergraduates; 60 adult members of a service organization) assessed skills, outcomes, and social-structural perceptions that may be developed from organizational or informal participation. Results suggested that organizations serve as potential training grounds for diverse types of civic participation; individuals hone their leadership and public speaking skills within the structures provided by organized groups. On the other hand, informal interaction also contributed importantly to social capital formation by fostering negotiating skill, the sharing of opinions, and companionship, and by creating networks of mutual obligation.  相似文献

This study aims to investigate the effect of race composition of organizational representatives on perceived similarity, organizational attractiveness, and perceived opportunities for advancement. Two hundred and twenty four Malaysian Chinese university students participated in the study. The findings showed that race composition was significantly related to the participant’s perception of similarity to the representatives, attraction to the organization, and perception of advancement opportunities in the organization. Minority Chinese participants gave higher ratings on all three outcome variables when they were presented with an organization featuring a homogenous group of Chinese representatives or a racially diverse group of representatives, than an organization featuring a homogenous group of Malay representatives in recruitment advertising. In summary, the inclusion of minority representatives in recruitment advertising is beneficial in attracting minority applicants.  相似文献

This study examined the influence of merger integration patterns on expectations about the merger process. The integration patterns included the absorb, in which the merged organization closely resembled the acquiring company; the blend, in which features of both companies were maintained, and the combine, in which the organization resembled neither pre-merger company. Undergraduates role-played employees of a merging organization and written scenarios manipulated the integration pattern and membership in the acquired or acquiring organization. Participants' commitment to the merged organization was most favorable in the combine pattern. Path analyses indicated that the relationship between merger integration pattern and organizational commitment is mediated by the conditions of intergroup contact, perceptions of organizational support, organizational unity, and the degree of threat experienced.  相似文献

Abstract

Goal-setting theory and organizational culture research both emphasize that correspondence of individual and organizational goals is important, especially for executives and managerial candidates. The formerly dominating perspective of a passive individual eager to adopt organizational goals has recently been contrasted by a perspective of an active individual trying to pursue his/her own personal work goals in the organization. In a longitudinal study, 904 German academic managerial candidates were surveyed in order to investigate the causes of their identification with organizational goals, their expectations of advancement and their choice of personal work goals. The influence of organizational characteristics, i.e. number of employees, sector, and organizational culture, as well as the influence of individual job orientations were examined. Results show, that on the one hand organizational culture influenced managerial candidates' identification with organizational goals and their expectations of advancement, but had hardly any impact on their personal work goals. On the other hand, job orientations of managerial candidates affect both their identification with the organization and their personal work goals beyond organizational characteristics. Implications for selection and development of managerial candidates are discussed.  相似文献

This study examined the impact of a multicultural/social justice professional‐organizational development project that was implemented at 5 universities across the United States. The results indicate increased organizational support for multicultural/social justice issues and gains in the participants' multicultural competence. Organizational ethics refers to the integration of values into decision making, policies, and behavior throughout the multi-disciplinary environment of a health care organization. Based upon Catholic social ethics, stewardship is at the heart of organizational ethics in health care in this sense: stewardship provides the hermeneutic filter that enables basic ethical principles to be realized practically, within the context of the Catholic theology of work, to concerns in health care. This general argument can shed light on the specific topic of non-executive compensation programs as an illustration of organizational ethics in health care.  相似文献

This study is a cross-cultural examination of the relationship between organizational culture and women's advancement to management in organizations. The source of data for this study was the Global Leadership and Organizational Behavior Effectiveness Research Project, a cross-cultural study of societal culture, organizational culture, and leadership. The results of this study indicate that aspects of organizational culture typically associated with women are related to women's progress. In organizations in which organization members reported shared values of high humane orientation and high gender equity, organization members also reported high percentages of women in management relative to other organizations in their society. In addition, organizational cultural practices that emphasized high humane orientation, high gender equity, high performance orientation, and low power distance were also related to reports of high percentages of women in management relative to societal norms. Results of regression analysis predicting the percentage of women in management from the dimensions of organizational culture indicated that gender equity practices and values emphasizing humane orientation contributed significantly to the prediction of the percentage of women in management. Organizational cultural practices related to gender equity were found to be the most important predictor of the percentage of women in management. This study adds to the literature on women's progress in organizations by further extending the focus from individual and structural characteristics to characteristics of organizational culture. The findings suggest that change agents focused on increasing opportunities for women in management should attend to organizational culture, particularly aspects of culture related to gender equity practices.  相似文献

This study compares the careers of matched samples of 69 female executives and 69 male executives by examining perceived barriers and facilitators of advancement, self-reported developmental experiences, and career histories. Consistent with tokenism theory, women reported greater barriers, such as lack of culture fit and being excluded from informal networks, and greater importance of having a good track record and developing relationships to facilitate advancement than did men. Career success, measured by organizational level and compensation, was positively related to breadth of experience and developmental assignments for both genders, but successful women were less likely than successful men to report that mentoring facilitated their advancement. Developmental experiences and career histories were similar for female and male executives, but men had more overseas assignments and women had more assignments with nonauthority relationships.  相似文献

Successfully integrating workers with disabilities into their organizations is both a challenge and an opportunity facing managers today. Despite laws and business practices prohibiting discrimination against those with disabilities, people with disabilities are consistently underutilized in organizations. This article applies theories of demographic diversity in organizations to assert that a richer understanding of organizational cultures and their implications for workers with disabilities may shed light on the question of how and why workers with disabilities may be excluded from mainstream work experiences and career progression. The article briefly reviews business arguments that support integration of workers with disabilities into organizations based on their contribution to the overall diversity within the organization, and reviews complications in the research on diversity to date that leave important questions of the potential gains or detriments from increasing this diversity unanswered. The article then goes on to introduce organizational culture as an underinvestigated but likely potent tool in explaining how and when workers who are demographically different, in general, and with disabilities, specifically, may be successfully integrated into an organization's work force. The article introduces three types of organizational culture: culture of differentiation, culture of unity, and culture of integration. Each is explained in terms of its content and its implications for managing diversity. A discussion of the implications of culture as a primary tool for managing the integration of workers with disabilities concludes the paper.  相似文献

This paper studies the social mechanism underlying the integration hypothesis and presents a model about the mediating role of social capital obtained when testing the integration hypothesis. The mediation model holds that the individual's commitment to integration allows him/her to form bridging social capital, which is accompanied by a higher level of life satisfaction. The study took place in Dagestan, which is the most ethnically diverse republic of the Russian Federation, involving respondents from three main ethnic groups: ethnic Russians, Avars, and Dargins. Our research identifies two adaptation scenarios for ethnic groups. The first scenario involves an integration strategy and bridging social capital, while the second involves a separation strategy without any involvement of social capital. Based on the results of the study, practical recommendations were offered to support integration processes in multicultural regions. For this it is necessary to assess whether the integration hypothesis applies to all ethnic groups within the region; to take measures to create a “supraethnic” identity among the residents of multicultural regions; to introduce a quota for government representation for each ethnic group to reduce interethnic competition; to introduce training on intercultural interaction and ethnic tolerance into the educational programs at schools.  相似文献

Integrating insights from the social exchange perspective and the social identity perspective, we propose that evaluations of support received from the organization and its representatives and organizational identification interact to predict withdrawal from the job. The relationship of support with withdrawal is proposed to be weaker the more strongly employees identify with the organization. This prediction was confirmed in 2 samples focusing on different operationalizations of support and withdrawal. Study 1 explored the interaction between organizational support and organizational identification in predicting turnover intention; Study 2 investigated the link between supervisor support and organizational identification and absenteeism. The present study thus yields evidence that may lay the groundwork for further integration of social exchange and social identity analyses of organizational behavior.  相似文献

组织变革前总会有小道消息等非正式信息传播, 这些信息是员工提前了解变革的重要来源。研究探索变革前非正式信息对员工变革前抵制意愿的影响, 以及员工变革抵制意愿随时间推移的变化。基于255位样本数据的结构方程模型及多层次线性增长模型分析表明:(1)变革前非正式信息的消极性及不完整性, 显著负向影响员工变革认知, 进而使员工变革抵制意愿上升; (2)随着时间推移, 员工变革抵制意愿显著衰减, 即从变革前到变革发生时抵制意愿显著降低。研究揭示了变革前非正式信息对员工有“热身准备”的作用, 能够帮助员工提前适应, 从而更好地应对变革。研究结果有助于变革的顺利实施。  相似文献

The effects of computerized office and factory automation are examined. An open systems framework is used to organize this literature. The review suggests that the benefits of technology are derived from theintermediate effects of the technology on organizational processes (the task structure, personnel system, formal structure, and informal organization). Thus, it is misleading to examine thedirect effects of computerized technology on organizational outcomes such as profits and satisfaction. Some of the effects of technology on the organizational processes are inevitable (e.g., changes in informal communication patterns). Others are determined less by the technology than by management decisions. The key to achieving success with computerized technology is matching changes in organizational processes to each other, as well as to the technology and the larger environment of the organization.Ann Majchrzak is currently Associate Professor of Human Factors at the Institute of Safety and Systems Management at the University of Southern California. She has recently written two books on the subject of technological change. Katherine J. We propose and test a framework that describes the relationship between network structures and job performance. We provide an integration of the current conceptualizations of social capital as they pertain to job performance outcomes by taking a multi-dimensional view of job performance. We break down job performance into creativity, decision-making, task execution, and teamwork, and distinguish the effect of structural holes within and across the organizational boundary on these four job performance domains. In an analysis of 318 managers, we find that networks rich in structural holes that cross the organizational boundary had a positive association with creativity and decision-making, whereas networks with few structural holes within the organization had a positive association with task execution and teamwork. We discuss the theoretical implications for integrating the social capital, boundary spanning, and network structure literatures, as well as the practical benefits of giving much more precise advice to managers and employees regarding how to use networks to improve performance at work.  相似文献

Students' relationships with peers and teachers strongly influence their motivation to engage in learning activities. Ethnic minority students, however, are often victimized in schools, and their educational achievement lags behind that of their majority group counterparts. The aim of the present study was to explore teachers' multicultural approach within their classrooms as a possible factor of influence over students' peer relationships and motivation. We utilized the novel methodology of estimating psychological networks in order to map out the interactions between these constructs within multicultural classrooms. Results indicate that a multicultural approach is directly connected to student motivation for both ethnic majority and minority students. Social integration within peer groups, however, seems to be a possible mediator of this relationship for the ethnic minority students. Due to the hypothesis generating nature of the psychological network approach, a more thorough investigation of this generated mediation hypothesis is called for.  相似文献

Mary Gentile’s Giving Voice to Values presents an approach to ethics training based on the idea that most people would like to provide input in times of ethical conflict using their own values. She maintains that people recognize the lapses in organizational ethical judgment and behavior, but they do not have the courage to step up and voice their values to prevent the misconduct. Gentile has developed a successful initiative and following based on encouraging students and employees to learn how to engage in communication or action to express their values within an organization’s formal and informal value system. The purpose of this analysis is to examine the Giving Voice to Values approach to empowering the individual to take action to deal with lapses in organizational ethics. We examine the role of Giving Voice to Values in business ethics education, considerations for implementing GVV, and recommendations for business educators and corporate ethics officers. We conclude that while GVV is an effective tool, it is not a comprehensive or holistic approach to ethics education and organizational ethics programs.  相似文献

This study examined contrasting models of the impact of formal and informal structural factors and the communication environment on organizational innovativeness. Specifically, three formal structural variables (decentralization, formalization, and slack resources), two informal structural variables (range and prominence), and two communication environment variables (communication quality and acceptance) are posited to be antecedents of organizational innovativeness. In the traditional model, formal structural impacts are posited to be shaped by informal structure. Conversely, the coexisting model argues that both formal and informal structural variables directly affect the communication environment, which, in turn, shapes perceptions of innovativeness. Data were gathered from self-report questionnaires and network analysis communication logs completed by organizational members (N = 79) of a geographically dispersed government health information agency, the Cancer Information Service (CIS). Tests of the models demonstrate that the coexisting model is clearly superior. These results suggest that the dual role of formal and informal structures needs to be more systematically specified as we focus on innovation in new organizational forms, such as the CIS.  相似文献

Although managers and professionals still compete in a career tournament for advancement and pay, the career boundaries that they cross in order to compete have changed. Traditionally, such individuals came up through the ranks within the same company by specializing in one functional area and changing, as needed, the geographic location of work in order to advance their careers. However, in the current era of less constrained, boundary-crossing careers, they are more apt to cross several boundaries, including functional, organizational, geographic, and family, as they pursue career opportunities. Using survival analysis with data from the career histories of 760 managers and professionals who collectively made 3917 moves up to midcareer, we examined the impact of the rate of crossing each boundary on the subsequent likelihood of advancement. In addition, over this span of career, we examined the extent to which more rapid advancement contributed to the rate of growth in annual salary. Our findings suggest that crossing functional, organizational, and geographic boundaries more often significantly increased the likelihood of advancement, whereas the duration of family boundary crossings had a negative impact. Moreover, as expected, advancement had a long-term impact on salary growth.  相似文献

野心家取向指员工以非绩效取向的方式追求职业生涯发展的倾向。具有野心家取向的个体其生涯目标与组织目标不一致,坚信仅仅依靠绩效很难得到提升,需要运用组织政治行为、印象管理以及欺骗操纵策略获得晋升与高的绩效评定等级。对雇主的信任、感知到的组织公正、对生涯发展机会的感知、个体的交换意识、大五人格特质、马基雅维利主义以及原发性的精神病态等均会影响员工采取野心家取向的生涯发展态度。该取向雇员的工作满意度、生活满意度、内在工作动机、工作卷入度及组织承诺都比较低,而离职意向却很高,这会给组织带来消极后果。未来需从野心家取向的研究方法、变量与生态效度等方面进行深入探讨。  相似文献
