This study investigates the extent to which job applicants fake their responses on personality tests. Thirty‐three studies that compared job applicant and non‐applicant personality scale scores were meta‐analyzed. Across all job types, applicants scored significantly higher than non‐applicants on extraversion (d=.11), emotional stability (d=.44), conscientiousness (d=.45), and openness (d=.13). For certain jobs (e.g., sales), however, the rank ordering of mean differences changed substantially suggesting that job applicants distort responses on personality dimensions that are viewed as particularly job relevant. Smaller mean differences were found in this study than those reported by Viswesvaran and Ones (Educational and Psychological Measurement, 59 (2), 197–210), who compared scores for induced “fake‐good” vs. honest response conditions. Also, direct Big Five measures produced substantially larger differences than did indirect Big Five measures.  相似文献

This research assessed whether warning subjects that faked responses could be detected would reduce the amount of faking that might occur when using a personality test for selection of police officers. Also, personality test subscales which best differentiated honest from dissimulated responses were determined. Subjects (N=120) were randomly assigned to a straight-take (that is, respond honestly), fake good, or modified fake good group. Both fake good groups were instructed to respond to the test so as to appear favourably for the job; additionally, the modified fake good group was warned that faking could be detected and could reduce hiring chances. Multivariate analyses revealed significant differences on the Denial and Deviation subscales between the three conditions (p <0.01). The pattern of differences suggested that the threat of faking detection reduced faking. Potential application of these findings in personnel selection was discussed.  相似文献

To reduce faking on personality tests, applicants may be warned that a social desirability scale is embedded in the test. Although this procedure has been shown to substantially reduce faking, there is no data that addresses how such a warning may influence applicant reactions toward the selection procedure or the relationships among personality constructs. Using an organizational justice framework, this study examines the effect of warning on procedural justice perceptions. Additionally, the extent to which warning changes the relationships among personality variables, socially desirable responding, and organizational justice variables, was explored. The results suggest that warning did not negatively affect test‐taker reactions. However, the relationships among the justice measures and the personality variables and socially desirable responding differed across the warned and unwarned groups. The organizational justice model fit best and there was less multicollinearity among the personality variables in the warned condition, compared to the unwarned condition. Thus, providing a warning appears to have positive consequences when using personality measures.  相似文献

We reviewed a number of personality tests that are commonly used for personnel selection and found that some of the more popular tests provide a “correction” for faking. Additionally, a survey of researchers' preferences regarding correcting personality test scores for faking was conducted. The respondents, who were experienced in using personality tests for industrial‐organizational purposes, generally favored the use of faking corrections (69% were in favor). The apparently common practice of correcting personality scores for faking was contrasted with relevant conceptual, empirical, and statistical concerns as to the advisability of applying the correction for faking.  相似文献

A concern about personality inventories in diagnostic and decision-making contexts is that individuals will fake. Although there is extensive research on faking, little research has focused on how perceptions of personality items change when individuals are faking or responding honestly. This research demonstrates how the delta parameter from the generalized graded unfolding item response theory model can be used to examine how individuals’ perceptions about personality items might change when responding honestly or when faking. The results indicate that perceptions changed from honest to faking conditions for several neuroticism items. The direction of the change varied, indicating that faking can operate to increase or decrease scores within a personality factor.  相似文献

A review of the extant literature and new empirical research suggests that social desirability is not much of a concern in personality and integrity testing for personnel selection. In particular, based on meta-analytically derived evidence, it appears that social desirability influences do not destroy the convergent and discriminant validity of the Big Five dimensions of personality (Emotional Stability, Extraversion, Openness to Experience, Agreeableness, and Conscientiousness). We also present new empirical evidence regarding gender and age differences in socially desirable re- sponding. Although social desirability predicts a number of important work variables such as job satisfaction, organizational commitment, and supervisor ratings of training success, social desirability does not seem to be a predictor of overall job performance and is only very weakly related to specific dimensions of job performance such as technical proficiency (r = -.07) and personal discipline ( r = .05). Large sample investigations of the moderating influences of social desirability in actual work settings indicate that social desirability does not moderate the criterion-related validities of personality variables or integrity tests. The criterion-related validity of integrity tests for overall job performance with applicant samples in predictive studies is .41. Controlling for social desirability in integrity or personality test scores leaves the operational validities intact, thereby suggesting that social desirability functions neither as a mediator nor as a suppressor variable in personality-performance.  相似文献

Personality measures continue to be criticized for their susceptibility to faking and socially desirable responding. The present study examined the effects of warning applicants against faking on convergent validity of self-observer ratings. Four hundred sixty-four participants completed personality inventories in either a warned or unwarned condition. Results indicated that warning statements resulted in lower mean scores for some personality dimensions but did not improve convergent validity for any of these dimensions. Implications of these findings are discussed in relation to employment selection and future research.  相似文献

We provide an SPSS program that implements currently recommended techniques and recent developments for selecting variables in multiple linear regression analysis via the relative importance of predictors. The approach consists of: (1) optimally splitting the data for cross-validation, (2) selecting the final set of predictors to be retained in the equation regression, and (3) assessing the behavior of the chosen model using standard indices and procedures. The effects of faking on criterion-related validity and the quality of selection decisions are examined in the present study by combining the control of an experiment with the realism of an applicant setting. Participants completed an achievement motivation measure in either a control group or an incentive group and then completed a performance task. With respect to validity, greater prediction error was found in the incentive condition among those with scores at the high end of the predictor distribution. When selection ratios were small, those in the incentive condition were more likely to be selected and had lower mean performance than those in the control group. Implications for using personality assessments from select-in and select-out strategies are discussed.  相似文献

Personality attributes as predictors of psychological well-being for NCOs   总被引:1,自引:0,他引:1  
The authors examined the nature of the relationships between job-specific personality dimensions and psychological well-being for noncommissioned officers (NCOs) in the Turkish Armed Forces (TAF). A job-specific personality inventory, comprising measures of 11 personality dimensions was developed for selection purposes. The inventory was administered to a representative sample of 1,428 NCOs along with a general mental health inventory developed by the authors, which consisted of 6 dimensions of psychological well-being. Exploratory and confirmatory factor analyses suggested existence of a single factor underlying the 6 psychological well-being dimensions, Mental Health, and 2 latent factors underlying the 11 personality dimensions, Military Demeanor and Military Efficacy. The 2 personality constructs explained 91% of the variance in the Mental Health construct. A stepwise regression indicated that beta weights of the personality measures were significant except for military bearing, orderliness, and dependability. Results suggest that job-specific personality attributes were predictive of mental health. Implications of the findings for the selection of NCOs are discussed.  相似文献

Purpose

Item response time (RT) latencies offer a potentially promising approach for measuring faking in personnel testing, but have been studied almost exclusively as either long or short RTs relative to group norms. As such, the ability to reliably assess faking RTs at the individual level remains a challenge. To address this issue, the present study set out to examine the usefulness of a within-person difference score index (DSI) method for measuring faking, in which “control question” (baseline) RTs were compared to “target question” RTs, within single test administrations.

Design/Methodology/Approach

Two hundred six participants were randomly selected to simulated faking or honest testing conditions, and were administered two types of integrity test items (overt and personality), whereby group classification (faking/honest) served as the main dependent variable.

Findings

Faking condition RTs were longer than honest condition RTs for both item types (overt: d = .43; personality: d = .47), and overt item RTs were slightly shorter than personality item RTs in both testing conditions (honest: d = .34; faking: d = .41). Finally, using a sample cut score, the DSI correctly classified an average of 26 % more cases of faking, and 53 % less false positives, compared to the traditional normative method.

Implications

The results suggest that the DSI can be an advantageous method for identifying faking in personnel testing scenarios.

Originality/Value

This is the one of the first studies to propose a practical method for identifying individual-level faking RTs within single test administrations.

In a globalised world, more and more organisations have to select from pools of applicants from different cultures, often by using personality tests. If applicants from different cultures were to differ in the amount of faking on personality tests, this could threaten their validity: Applicants who engage in faking will have an advantage, and will put those who do not fake at a disadvantage. This is the first study to systematically examine and explain cross‐cultural differences in actual faking behavior. In N = 3,678 employees from 43 countries, a scenario‐based repeated measures design (faking vs. honest condition) was applied. Results showed that faking differed significantly across countries, and that it was systematically related to countries’ cultural characteristics (e.g. GLOBE's uncertainty avoidance, future orientation, humane orientation, and in‐group collectivism), but in an unexpected way. The study discusses these findings and their implications for research and practitioners.  相似文献

This study examined individuals' tendencies to migrate from one organization to another (i.e., the propensity to switch employers). Previous researchers have suggested that switching organizations throughout the career span may be partially heritable and therefore related to individual differences in personality traits. If personality traits are indeed related to a tendency to turnover from organizations, this suggests that current procedures for calculating utility may be inaccurate. Using a database of 1081 individuals who have been in the workforce for several years, results indicated that personality traits measured by the Occupational Personality Questionnaire (non‐ipsative; OPQn) were modestly related to organization switching (i.e., repeated moves from organization to organization). We found that higher scores on extraversion, openness to experience, and conscientiousness‐related traits were modestly correlated with more frequent organization switching. However, we demonstrate that these modest relationships can produce large inaccuracies in utility estimates.  相似文献

Repeated assessments of personality states in daily diary or experience sampling studies have become a more and more common tool in the psychologist's toolbox. However, and contrary to the widely available literature on personality traits, no best practices for the development of personality state measures exist, and personality state measures have been developed in many different ways. To address this, we first define what a personality state is and discuss important components. On the basis of this, we define what a personality state measure is and suggest a general guideline for the development of such measures. Following the ABC of test construction can then guide the strategy for obtaining validity and reliability evidence: (A) What is the construct being measured? (B) What is the intended purpose of the measure? And (C) What is the targeted population of persons and situations? We then conclude with an example by developing an initial item pool for the assessment of conscientiousness personality states. © 2020 The Authors. This study examined the association between several attitudinal constructs related to acceptance of cosmetic surgery, and participant demographics, personality, and individual difference variables. A sample of 332 university students completed a battery of scales comprising the Acceptance of Cosmetic Surgery Scale (ACSS) and measures of the Big Five personality factors, self-esteem, conformity, self-assessed attractiveness, and demographics. Multiple regressions showed that the predictor variables explained a large proportion of the variance in ACSS factors (Adj. R2 ranging between .31 and .60). In addition, structural equation modelling revealed that distal factors (sex and age) were generally associated with acceptance of cosmetic surgery through the mediate influence of more proximate variables (in the first instance, the Big Five personality factors, followed by self-esteem and conformity, and finally self-assessed attractiveness). These results allow for the presentation of a preliminary model integrating personality and individual differences in predicting acceptance of cosmetic surgery.  相似文献

Numerous findings suggest that personality is linked to the incidence and experience of negative health outcomes. More specifically, trait negative affect is negatively related to a number of health outcomes. The current study expands our understanding of the link between personality and disease by examining the time course for lung cancer onset. In a sample of patients who had recently undergone surgical resection for lung cancer, a variety of negative affect related personality variables were assessed to determine their relationship with age at surgery. After controlling for smoking behavior, it was found that trait negative affect was associated with time course for lung cancer onset, such that those with higher (vs. lower) levels of trait negative affect manifested lung cancer earlier in their lives. Thus, trait negative affect represents an independent risk factor among those prone to lung cancer (i.e., smokers).  相似文献
