This article argues the case for the use of theoretically-grounded biodata information as valid predictors of employee behavior and outlines a procedure for the use of biodata variables with relatively small samples. The usefulness of this approach was demonstrated in a study assessing the ability of theory-based biodata items to predict the turnover of bank tellers. The results of this study demonstrate the predictive power and the practical value of using carefully chosen biodata information. In particular, tenure in prior job, relevance of prior job experience, and education level were found to significantly predict teller turnover.  相似文献

The authors investigated the efficacy of several variables used to predict voluntary, organizationally avoidable turnover even before the employee is hired. Analyses conducted on applicant data collected in 2 separate organizations (N = 445) confirmed that biodata, clear-purpose attitudes and intentions, and disguised-purpose dispositional retention scales predicted voluntary, avoidable turnover (rs ranged from -.16 to -.22, R = .37, adjusted R = .33). Results also revealed that biodata scales and disguised-purpose retention scales added incremental validity, whereas clear-purpose retention scales did not explain significant incremental variance in turnover beyond what was explained by biodata and disguised-purpose scales. Furthermore, disparate impact (subgroup differences on race, sex, and age) was consistently small (average d = 0.12 when the majority group scored higher than the minority group).  相似文献

This study examines interview preparations (i.e., social preparation and background preparation) and impression management (IM) tactics (i.e., self‐focused IM and other‐focused IM) as the mechanisms between applicant personality characteristics and interviewer evaluation. Data were collected from both actual job applicants and interviewers. Results show that personality characteristics (i.e., extraversion and conscientiousness) have indirect effects on interviewer evaluation in terms of perceived person–job fit (P–J fit) and interpersonal liking through these two types of applicant behaviors. This study accomplishes two goals: (1) it extends the socioanalytic theory of personality ( Hogan, 1996 ) by testing the intervening roles played by applicants' behaviors that correspond to getting along with and getting ahead of others; and (2) it suggests that these applicant behaviors might be important cues for practical interviewers' effective assessment of applicants' performance‐related characteristics.  相似文献

This study examines applicant reactions to ten popular selection methods in China. Using a sample of 294 graduates we found that Chinese applicants’ reactions were highly favorable for work sample tests, interviews, and written ability tests, whereas Guanxi (i.e., relying on personal contacts when applying for a job) and graphology were perceived as the least favorable selection methods. Guanxi was also perceived as significantly less fair method compared with all others on all seven procedural dimensions studied. These findings suggest that Guanxi as an informal selection channel might threaten the fairness of personnel selection in China. Implications for the design of selection systems in Chinese companies are discussed, and ramifications for future research into applicant reactions are considered.  相似文献

An updated theoretical model of applicant reactions to selection procedures is proposed and tested using meta-analysis. Results from 86 independent samples  ( N = 48,750)  indicated that applicants who hold positive perceptions about selection are more likely to view the organization favorably and report stronger intentions to accept job offers and recommend the employer to others. Applicant perceptions were positively correlated with actual and perceived performance on selection tools and with self-perceptions. The average correlation between applicant perceptions and gender, age, and ethnic background was near zero. Face validity and perceived predictive validity were strong predictors of many applicant perceptions including procedural justice, distributive justice, attitudes towards tests, and attitudes towards selection. Interviews and work samples were perceived more favorably than cognitive ability tests, which were perceived more favorably than personality inventories, honesty tests, biodata, and graphology. The discussion identifies remaining theoretical and methodological issues as well as directions for future research.  相似文献

It is important to understand why biased employee selection occurs in the workplace. We examined applicant race, job status, and the evaluator's attitudes toward blacks as possible predictors of unfair selection decisions. After completing an attitude toward blacks scale, one hundred and eighty-one people evaluated the qualifications of either a black or white applicant for either a high or low status job. Results showed no differences in the hiring decision. However, evaluators with more negative attitudes toward blacks reported greater confidence in their decision to hire the black applicant than the white applicant for the low status job compared to the confidence of evaluators with more positive attitudes. They also reported greater confidence in their decision to hire the white applicant than the black applicant for the high status job as compared to evaluators with more positive attitudes towards blacks. We observed the opposite results for less biased individuals. Evaluator ratings do not explain these findings. These data suggest that unfair discrimination may operate in subtle ways.  相似文献

A Closer Look at the Role of Applicant Age in Selection Decisions   总被引:2,自引:0,他引:2  
Participants evaluated hypothetical applicants recruited from a younger (university students) or older (American Association of Retired Persons) population for 2 young-typed jobs, one more strongly young-typed than the other. Participants were given applicant information, including age and personal characteristics, that varied in the extent to which it was consistent with raters' job stereotypes. Results indicated that younger applicants were evaluated more favorably than older applicants. However, an Applicant Age × Job interaction effect indicated that the older applicant was evaluated less favorably for the more strongly compared with the less strongly young-typed job. In addition. applicants whose personal characteristics (other than age) were more consistent with raters' job stereotypes were evaluated more favorably than applicants whose characteristics were less consistent. Results also indicated that applicant age and personal characteristics interacted to influence applicant evaluations. The implications of these and other study results are discussed.  相似文献

Purpose

Drawing mainly upon Applicant Attribution-Reaction Theory (AART), we clarify and underscore the role of attribution dimensions (personal control, external control, and stability) in forming applicant fairness perceptions, attitudes, and behavioral reactions.

Design/Methodology/Approach

Students seeking (or about to seek) jobs (N = 264) participated in an experimental study in which procedural justice rules and outcome favorability (selected or rejected) were manipulated. Participants reported their attributions, fairness perceptions, and behavioral intentions. Hypotheses were tested through SEM and bootstrapping.

Findings

Applicant attributions were predicted by outcome favorability and the extent to which the interview process satisfied/violated procedural justice rules. In line with AART, process fairness perceptions mediated relationships between applicant attribution dimensions and both organizational perceptions and behavioral intentions.

Implications

Organizations should satisfy justice rules in employee selection processes because such rules affect applicant attributions, which in turn predict perceptions and behavioral intentions. In addition to identifying antecedents and consequences of fairness perceptions, antecedents and consequences of applicant attributions should be investigated, as both relate to important organizational outcomes.

Originality/Value

This study is one of a very few to test propositions from AART. Through an experimental design of high internal validity, we show that outcome favorability and the satisfaction/violation of justice rules predict job applicant attributions (personal control, external control, and stability). We further show that applicants’ attributions explain unique variance in their perceptions of the employing organization and in their behavioral intentions (e.g., recommend organization to others; litigate) beyond that explained by selection outcome and fairness perceptions.  相似文献

This research uses a prototype matching approach to understand how job applicant evaluations are made and the role that applicant gender and age play in these evaluations. It is hypothesized that raters represent information about jobs and jobholders in person-in-job prototypes. Raters evaluate applicants by matching information about applicants to the person-in-job prototype associated with the job for which the applicant is applying. Person-in-job prototypes are comprised of features that are more (i.e., central) or less (i.e., peripheral) strongly associated with the prototype. Three laboratory studies examined several hypotheses derived from a prototype matching approach. Results indicated that applicants who matched on more central features were evaluated more favorably than applicants who matched on fewer central features of person-in-job prototypes. In addition, applicants who matched on age were evaluated more favorably than applicants who did not match on age when age was a central but not a peripheral feature of a person-in-job prototype. However, applicants who matched on gender were not evaluated differently from applicants who did not match on gender when gender was a central or a peripheral feature of a person-in-job prototype. Finally, there was some evidence that raters used applicant gender in a complex manner when evaluating applicants. Implications for theory and research on bias in selection are discussed.  相似文献

This paper reports a comprehensive quantitative summary into applicant reactions to popular methods of employee selection. A detailed search of published and unpublished studies resulted in a final sample (k) of 38 independent samples covering 10 popular candidate assessment methods. Applicant reactions primary studies included samples from 17 countries internationally. Counter to previous suggestions for the situational specificity of applicant reactions, findings showed considerable similarity supporting the reaction generalizability hypothesis. Reaction favorability was structurally similar across countries and revealed a three‐tier clustering of overall favorability perceptions –most preferred (work samples, interviews), favorably evaluated (resumes, cognitive tests, references, biodata, personality inventories), and least preferred (honesty tests, personal contacts, graphology). Some differences in applicant reactions to dimension‐specific perceptions were found, however. Further analyses revealed strong positive correlations between favorability ratings and their validity and international usage. Implications for future research and ramifications for practice are considered in conclusion.  相似文献

Although self‐rated or self‐scored selection measures are commonly used in selection contexts, they are potentially susceptible to applicant response distortion or faking. The response elaboration technique (RET), which requires job applicants to provide supporting information to justify their responses, has been identified as a potential way to minimize applicant response distortion. In a large‐scale, high‐stakes selection context (N= 16,304), we investigate the extent to which RET affects responding on a biodata test as well as the underlying reasons for any potential effect. We find that asking job applicants to elaborate their responses leads to overall lower scores on a biodata test. Item verifiability affects the extent to which RET decreases faking, which we suggest is due to increased accountability. In addition, verbal ability was more strongly related to biodata item scores when items require elaboration, although the effect of verbal ability was small. The implications of these findings for reducing faking in personnel selection are delineated.  相似文献

The study reported in this paper examined the relationship between 5 recruiting sources (college placement offices, newspaper advertisements, employee referrals, direct applicants, and job fairs) and several important but neglected pre-hire outcomes (e.g., percentage of qualified applicants generated, percentage of applicants who were hired). As hypothesized, applicants who applied directly for jobs and those who were referred by current employees were more likely to receive job offers and to become employees than were applicants recruited via other sources. Unexpectedly, recruiting sources were not related to the measures of applicant quality used in this study.  相似文献

The purpose of the present study was to test whether or not a biodata instrument could be used to predict turnover, organizational commitment, and job performance in healthcare organizations. A criterion‐related, predictive validation strategy was used using a sample of 672 employees from two different hospitals in the southeastern United States. Supervisory ra0tings of organizational commitment and job performance were highly correlated with responses to the organizational commitment scale and the total score on the biodata instrument, respectively. Actual turnover was correlated with responses to the retention scale, although the effect size was small. Additionally, the study examined the fairness of biodata in this context as it relates to differences in performance among minority and non‐minority candidates. The findings in this study suggest that using such an instrument may provide organizations with the potential to improve organizational commitment and job performance, while reducing turnover with minimal group differences.  相似文献

We used meta‐analysis and semipartial correlations to examine the relative strength and incremental variance accounted for by 7 categories of recruiting predictors across multiple recruitment stages on applicant attraction. Based on 232 studies (250 samples, 3,518 coefficients, n= 108,632), we found that characteristics of the job, organization, and recruitment process, recruiter behaviors, perceived fit, and hiring expectancies (but not perceived alternatives) accounted for unique variance in applicant attraction at multiple stages. Perceived fit was the strongest relative and unique variance predictor of applicant attraction albeit a nonsignificant predictor of job choice. Although not among the largest zero‐order predictors, recruiter behaviors accounted for substantial incremental variance at the first 2 stages. Organizational characteristics are more heavily weighed by applicants when maintaining applicant status as compared to the stage of application, and recruitment process characteristics are weighed progressively more as the recruitment stages advance. Job characteristics accounted for the greatest unique variance in job choice decisions. Job characteristics are more predictive in field studies, whereas recruiter behaviors, recruitment process characteristics, hiring expectancies, and perceived alternatives produced larger effect sizes in the laboratory. Results are discussed in terms of their theoretical and practical implications with future research suggestions.  相似文献

This series of studies examined the construct and criterion-related validity of polychronicity (i.e., preferences and attitudes associated with multitasking) in managerial and nonmanagerial jobs. A person–situation approach was taken to understand the individual differences and job demand characteristics that help explain the relationship between polychronicity and job performance. Hypotheses were tested with two samples of employees in different organizations (N?=?222 and 168, respectively). Results provide support for polychronicity as a predictor of job performance and a correlate of other individual differences measures (e.g., personality, job-relevant skills). In addition, polychronicity accounted for variance in job performance beyond personality, biodata, and ability. Results are discussed in the context of future research and applications for identifying contexts in which polychronicity is a salient predictor.  相似文献

Using data collected from 244 recruiters who reviewed resumes and made dispositional inferences and hiring recommendations for 122 entry‐level job applicants, we found that type of job opening (Holland's Conventional vs. Enterprising jobs) moderated relationships between recruiter inferences of applicant personality traits and recruiter judgments of applicant employability. Results showed Conscientiousness correlated with employability ratings for Conventional jobs (e.g., accounting) while extraversion was most associated with employability ratings for Enterprising jobs (e.g., marketing).  相似文献

A common belief among researchers is that vocational interests have limited value for personnel selection. However, no comprehensive quantitative summaries of interests validity research have been conducted to substantiate claims for or against the use of interests. To help address this gap, we conducted a meta-analysis of relations between interests and employee performance and turnover using data from 74 studies and 141 independent samples. Overall validity estimates (corrected for measurement error in the criterion but not for range restriction) for single interest scales were .14 for job performance, .26 for training performance, -.19 for turnover intentions, and -.15 for actual turnover. Several factors appeared to moderate interest-criterion relations. For example, validity estimates were larger when interests were theoretically relevant to the work performed in the target job. The type of interest scale also moderated validity, such that corrected validities were larger for scales designed to assess interests relevant to a particular job or vocation (e.g., .23 for job performance) than for scales designed to assess a single, job-relevant realistic, investigative, artistic, social, enterprising, or conventional (i.e., RIASEC) interest (.10) or a basic interest (.11). Finally, validity estimates were largest when studies used multiple interests for prediction, either by using a single job or vocation focused scale (which tend to tap multiple interests) or by using a regression-weighted composite of several RIASEC or basic interest scales. Overall, the results suggest that vocational interests may hold more promise for predicting employee performance and turnover than researchers may have thought.  相似文献

We applied a model of persuasion – the elaboration likelihood model – to investigate whether individuals' decisions about responding to job advertisements are affected by how deeply they process recruitment messages (i.e., elaboration likelihood, EL). We manipulated individuals' (N=112) motivation and ability to carefully process job advertisements (ads). As hypothesized, individuals in the lower (vs. higher) EL conditions chose more ads containing cues unrelated to the job (e.g., bolded font), and fewer ads containing higher quality arguments. Participants also reported that they “skimmed” and carefully read job ads in the past, providing evidence for variability in EL among job seekers. We discuss the implications of the findings for recruiters who wish to increase the size of their applicant pool.  相似文献

This study examines employees' personal control and feelings of helplessness at work as partial mediators of the relationship between the supervisor–employee feedback environment and well-being (job satisfaction, job depression, job anxiety, turnover intentions) at work. Findings are reported from a cross-sectional field study with 345 participants from three different industries. Hierarchical regression analyses showed that feedback environment was positively related to job satisfaction, personal control over information and decisions, and was negatively related to helplessness, job depression, and turnover intentions. Furthermore, personal control partially mediated the relationships between feedback environment and job satisfaction as well as job depression. Helplessness partially mediated the relationships between feedback environment and job depression, job satisfaction, and turnover intentions. This study adds to the literature on feedback environment in highlighting the importance of the supervisor–employee feedback environment for well-being at work and introducing personal control and helplessness as mediating variables.  相似文献
