Purpose

Gender differences in counterproductive work behavior (CWB: behavior that harms organizations or people) have been understudied. We explored gender mean differences, and the moderating effect of gender on the relationship of personality (agreeableness, conscientiousness, emotional stability, trait anger, and hostile attribution bias) and stressors (interpersonal conflict and organizational constraints) with three forms of CWB (directed toward organizations, directed toward persons, and relational aggression which are acts that damage relationships with other employees).

Design/methodology/approach

A survey was conducted of 915 employed individuals recruited from university classes. All worked at least 20 h per week (mean 26.3 h), and held a variety of jobs in many industries.

Findings

Men reported more CWB with correlations ranging from 0.12 to 0.18. Gender was found to moderate the relationship of job stressors and personality with CWB. The tendency for males to report engaging in more CWB was greater at high as opposed to low levels of interpersonal conflict, organizational constraints, trait anger and HAB and at low as opposed to high levels of agreeableness, conscientiousness, and emotional stability.

Implications

These results suggest that gender differences in overall CWB are rather small, with men engaging in more than women only when they have certain personality characteristics or perceive high levels of job stressors. In other words men may be more reactive than women.

Originality/value

This study shows that gender serves a moderator role, and is the first to adapt the construct of relational aggression to the workplace.  相似文献

Much attention has been given to enhancing the prediction of counterproductive work behavior (CWB), with a particular focus on the relationship between the five factor model of personality and CWB. Several scholars have advocated for a more complex view of this relationship, and rather than focusing simply on main effects, to examine the interaction of personality traits in predicting employee behavior. In consideration of the traits most strongly related to CWB, we examined the interaction between: (1) conscientiousness and emotional stability, (2) agreeableness and emotional stability, and (3) conscientiousness and agreeableness on CWB directed at individuals (CWB-I) and the organization (CWB-O). Results from a multi-national sample illustrate the interaction of traits increases the prediction of CWB over and above a single trait approach. The interactions suggest employees perform the least CWB when they are high on both traits (in the respective trait pairings), but low levels on either trait relate to increased CWB, and at levels comparable to individuals low on both traits. We conclude research on personality and CWB would benefit from an interactive approach as it allows for greater prediction of CWB-O and CWB-I, which is important in light of the organizational and interpersonal consequences of employee misbehavior.  相似文献

Previous research on workplace deviance has examined the relationship of either personality or employees' situational perceptions with deviant behavior. In this study, the authors focused on the joint relationship of personality and perceptions of the work situation with deviant behavior. Using 4 samples of employees and multiple operationalizations of the core constructs, the authors found support for the hypothesis that positive perceptions of the work situation are negatively related to workplace deviance. In addition, consistent with hypotheses, the personality traits of conscientiousness, emotional stability, and agreeableness moderated this relationship. Specifically, the relationship between perceptions of the developmental environment and organizational deviance was stronger for employees low in conscientiousness or emotional stability, and the relationship between perceived organizational support and interpersonal deviance was stronger for employees low in agreeableness.  相似文献

We examined the impact that measurement artifacts (antithetical items that overlap counterproductive work behavior (CWB), agreement response, halo in supervisor ratings) in organizational citizenship behavior (OCB) measures has on observed relationships between OCB and 15 predictors. Respondents were 146 employees and their supervisors who completed surveys that included OCB measures with and without artifacts. Predictors (conscientiousness, emotional stability, empathy, distributive justice, procedural justice, role ambiguity, role conflict, leader–member exchange, affective organizational commitment, job satisfaction, negative and positive emotion, turnover intention, CWB, and task performance) were chosen that related to OCB in prior meta-analyses. Results with the OCB scale with artifacts were consistent with meta-analyses, whereas results with the artifact-controlled OCB scale were not, suggesting that accepted conclusions about OCB’s relationships with many other variables should be reexamined.  相似文献

Several previous studies examining the predictors of counterproductive work behaviors (CWBs) have found positive relationships for neuroticism and negative relationships for conscientiousness and agreeableness. We extend this research by examining whether employee personality traits interact with each other to influence CWBs. Because conscientiousness and agreeableness may suppress one's tendency to engage in CWBs, we hypothesized that the neuroticism–CWB relationship will be weaker among workers who are high in either conscientiousness or agreeableness than among workers who are low in these traits. Data from three independent samples provide support for these hypothesized moderator effects.  相似文献

This study extends the research on counterproductive work behavior (CWB) by examining the psychological contract breaches that trigger employee CWB. Specifically, we explored the relationship between transactional and relational contract breach and five forms of CWB (abuse, production deviance, sabotage, theft, and withdrawal). We leverage conservation of resources (COR) theory to explain how conscientiousness and emotional stability (ES) are associated with resource management strategies that may reflect instrumentally driven counterproductive work behaviour (CWB). Specifically, we investigated how the relationship between conscientiousness and CWB varies as a function of the level of available personal (i.e., ES) and organizationally provided (i.e., experienced job constraints) resources. Results from two surveys administered 4 weeks apart to US employees indicate that the negative relationship between conscientiousness and CWB is positive among employees who are low in ES.  相似文献

Employees who report workplace stressors are more likely to engage in counterproductive work behavior (CWB). However, the specific mechanisms that underlie these relationships are not well understood. This study utilizes a moderated-mediation model to examine perceived victimization as the mediator between work stressors and CWB. This model is investigated using data from 207 matched subordinate–supervisor pairs via a multiphasic data collection, with results revealing that work stressors (workload, organizational constraints, and interpersonal conflict) are related to CWB and that these relationships are mediated by perceived victimization by workplace aggression for people with more hostile attributional styles. The implications are that varying reasons for engaging in CWB may exist, based on the employee’s interpretation of events.  相似文献

Previous efforts to elucidate dispositional antecedents of organizational citizenship behaviors have yielded equivocal results. The current study presents and tests a theoretical argument for expecting conscientiousness to interact with interpersonal dimensions of personality in predicting helping behaviors. As hypothesized, the responses of 374 women and their supervisors reveal significant interactions between conscientiousness, on the one hand, and agreeableness, extraversion, and emotional stability, on the other, in predicting helping behaviors. Clarifying the relationship between personality and helping, these results suggest that the impact of conscientiousness in a social context depends on a positive interpersonal orientation. The implications of these findings for research and practice are discussed.  相似文献

Organizational psychologists examining personality’s relation to work behavior have focused largely on the “normal” traits comprising the Five Factor Model (FFM). However, given the aversive nature of sub-clinical psychopathy (e.g., callous affect, impulsivity), we posit that this toxic personality profile will enhance the prediction of negative work outcomes, namely forms of counterproductive workplace behavior (CWB). Study 1 (N = 193) examined the value of sub-clinical psychopathy and the FFM in predicting intentions to engage in CWB; results support prior research indicating that both agreeableness and conscientiousness significantly correlated with CWB. In addition, sub-clinical psychopathy predicted CWB above and beyond the FFM. Study 2 (N = 360) extended the findings of Study 1 by examining interpersonally deviant behavior in a team context. While agreeableness was significantly related to interpersonal deviance in Study 2, conscientiousness was not. Results from Study 2 replicate Study 1, suggesting that sub-clinical psychopathy accounted for the majority of the explained variance in interpersonal deviance. Overall, the results support the value of using sub-clinical psychopathy to predict CWB.  相似文献

The current study was designed to evaluate the magnitude and types of counterproductive work behaviors (CWBs) among a group of white‐collar employees from different firms. A total of 766 employees voluntarily participated in our study. We focused especially on employees' perceptions of their work environment and on their affective responses to those perceptions. Data were dependent on self‐reporting and privacy, and anonymity measures were taken into account. The five different instruments used to evaluate job satisfaction were, organizational constraints, interpersonal conflict, quantitative workload and CWB. We found a high degree of job satisfaction, a minimal quantitative workload and a limited exhibition of CWBs among our sample. Organizational constraints were found to be the most strongly correlated to exhibited CWBs, followed by interpersonal conflict and quantitative workload. Job satisfaction had a diminishing effect on CWBs. Among the five dimensions of CWBs, abuse and withdrawal were found to be the most important. The most frequently reported CWB was ‘came to work late without permission.’ Except for income we found no statistically significant relationship between demographic characteristics and the exhibition of CWBs. We concluded that by abolishing pre‐existing organizational constraints there may be a reduction in CWBs.  相似文献

The purpose of this study was to investigate the frequency and antecedents of Chinese knowledge workers’ counterproductive work behavior (CWB) by using a self‐developed indigenous scale. The paper consisted of two studies. Study 1 developed an indigenous measure of knowledge workers’ CWB. Study 2 investigated the frequencies and antecedents of Chinese knowledge workers’ CWB using the indigenous measure with a sample of 366 participants. The results showed that CWB among Chinese knowledge workers was rather prevalent. The results also showed that personality variables (i.e., agreeableness, conscientiousness, neuroticism, and locus of control) were more important than other variables (e.g., demographic and job characteristics) in predicting CWB.  相似文献

The extent to which overqualified employees may engage in counterproductive work behaviors (CWB) remains unclear. This study investigated the relationships between objectively measured overqualification (OOQ), perceived overqualification (POQ), and combinations of four lower‐order facets of CWB. The results found OOQ to be associated with POQ, which was in‐turn associated with minor‐CWB and organizational‐oriented CWB, but not with serious‐ or interpersonal‐oriented CWB. This is one of the first studies to examine CWB as a consequence of OOQ, and one of the few studies to differentially predict serious versus minor CWBs.  相似文献

Although researchers have explored organizational and insider targets of counterproductive work behavior (CWB), no studies to date have examined customers as targets. The current study aimed to test a model of antecedents to CWB unique to service worker experiences, including customer stressors, emotional dissonance, and emotional exhaustion. We tested our model with 438 restaurant and bar employees. Results demonstrated that customer stressors were more strongly correlated with customer-directed CWB than with interpersonal or organizational CWB, and customer stressors had direct and indirect effects on customer-directed CWB through experiences of emotional dissonance and exhaustion.  相似文献

Many correlates of organizational citizenship behavior (OCB) and counterproductive work behavior (CWB) have been established, but their relative importance has rarely been investigated. A dominance analyses based on data from 375 participants and 214 of their supervisors indicated that individual differences accounted for more of the variance associated with OCB and with CWB than did organizational attitudes. Confirmatory factor analysis and dominance analyses provided discriminant validity for a four-factor model based on the target of these behaviors that included interpersonal OCB, organizational OCB, interpersonal CWB, and organizational CWB. A comparison of supervisor- and self-report data indicated that relationships were stronger when using self-report data, but the overall pattern of results was similar.  相似文献

This study examines the role of the circumplex model of personality in predicting counterproductive work behaviors (CWBs). Drawing on the fidelity‐bandwidth principle, we investigate the hypotheses that each of the three sets of circumplex traits representing the intersections of conscientiousness–agreeableness, conscientiousness–emotional stability, and agreeableness–emotional stability will account for significant incremental variance over five‐factor model (FFM) traits in predicting CWBs. Results indicated the circumplex traits contribute incremental variance over the FFM traits, are relatively more important than the FFM traits, and account for 1.5–2.0 times more variance in the total R2 associated with CWBs. Collectively, these findings show that circumplex traits capture unique information not explained by FFM traits, and this information leads to a better understanding of the dispositional nature of CWBs.  相似文献

Results from predominantly US‐based research have shown that personality can partly explain job satisfaction. As the issue of globalisation grows in importance for organisations, I researched in this study whether meta‐analytic findings on the relationships between job satisfaction and the Big Five personality traits extraversion, conscientiousness, and neuroticism would hold in a tight and collectivistic Asian society. Additionally, I expected that in a tight and collectivistic society the personality trait agreeableness would have a strong positive relationship with job satisfaction. Study participants were 354 employees from organisations in Singapore. Results confirmed that extraversion, conscientiousness, non‐neuroticism (emotional stability), and also agreeableness were related to job satisfaction. The study advises scholars and practitioners that even in a tight and collectivistic Asian society—despite situations that demand abiding by norms and fulfilling obligations—job satisfaction is related to stable personality traits.  相似文献

Investing in normative, age-graded social roles has broad implications for both the individual and society. The current meta-analysis examines the way in which personality traits relate to four such investments -- work, family, religion, and volunteerism. The present study uses meta-analytic techniques (K = 94) to identify the cross-sectional patterns of relationships between social investment in these four roles and the personality trait domains of agreeableness, conscientiousness, and emotional stability. Results show that the extent of investment in social roles across these domains is positively related to agreeableness, conscientiousness, emotional stability, and low psychoticism. These findings are more robust when individuals are psychologically committed to rather than simply demographically associated with the investment role.  相似文献

This study assesses how beliefs about aggression and personality can predict engagement in intra‐group bullying among prisoners. A sample of 213 adult male prisoners completed the DIPC‐SCALED (bullying behavior), the EXPAGG (beliefs toward aggression), and the IPIP (a five‐factor measure of personality). It was predicted that bullies would hold greater instrumental beliefs supporting the use of aggression than the other categories, with perpetrators reporting lower scores on agreeableness, conscientiousness, and openness to experience, and higher scores on neuroticism (i.e. low scores on emotional stability) than the remaining sample. Bullies and bully‐victims endorsed greater instrumental aggressive beliefs than the victim category. Only one perpetrator group, bullies were predicted by reduced levels of agreeableness and increased levels of neuroticism, whereas bully/victims were predicted by decreased levels of neuroticism. Meta-analytic studies of the relationships between the five-factor model of personality constructs and job performance indicate that conscientiousness has been the most consistent predictor. Recent research has sought to identify situational factors that may explain additional variance beyond what has been reported by simple bivariate relationships. The authors hypothesized that perceptions of organizational politics would moderate the relationship between conscientiousness and job performance. Data collected from 234 male and 579 female workers in 4 organizations indicated that conscientiousness was related to job performance among workers perceiving average to high levels of organizational politics but unrelated to performance among workers perceiving low levels of organizational politics. Moreover, perceptions of organizational politics were negatively related to job performance only among workers of average to low levels of conscientiousness.  相似文献
