In the context of the diversity–validity dilemma in personnel selection, the present field study compared ethnic subgroup differences on an innovative constructed response multimedia test to other commonly used selection instruments. Applicants (N = 245, 27% ethnic minorities) for entry‐level police jobs completed a constructed response multimedia test, cognitive ability test, language proficiency test, personality inventory, structured interview, and role play. Results demonstrated minor ethnic subgroup differences on constructed response multimedia test scores as compared to other instruments. Constructed response multimedia test scores were related to the selection decision, and no evidence for predictive bias was found. Subgroup differences were also examined on the dimensional level, with cognitively loaded dimension scores displaying larger differences.  相似文献

This research investigates perceptions of discrimination among ethnic majority and minority group early adolescents (aged between 10 and 12 years) living in the multi‐ethnic context of the Netherlands. In two studies (N = 679 and N = 2630), personal and group discrimination was examined in terms of name‐calling and social exclusion, and in relation to ethnic identity and family allocentrism. All early adolescents reported more group than personal discrimination. The personal‐group discrimination discrepancy (PGDD) was found independently of ethnic group, gender, allocentrism, and ethnic identity. Hence, the PGDD seems a more general phenomenon that already exists among early adolescents and across different domains. However, minority group participants perceived far more discrimination overall than majority group early adolescents, and the Turkish participants reported more discrimination than the Moroccan and Surinamese early adolescents. Furthermore, family allocentrism was positively related to perceived discrimination among all ethnic groups in Study 2 and among the Dutch in Study 1. In agreement with ethnic identity development models, strength of ethnic identity was not related to perceived discrimination. Ethnic identity was, however, positively related to allocentrism. In both studies, ethnic minority group participants had higher scores for allocentrism and for ethnic identity than majority group participants. In addition, boys had stronger ethnic identity than girls and ethnic identity was negatively associated with perceived discrimination for the boys but not for the girls. It is concluded that in order to understand early adolescents' perception of discrimination it is necessary to pay attention to basic (cognitive) tendencies that cross ethnic lines, to cultural and status differences between the majority group and ethnic minorities as a category and between ethnic minority groups, and to within‐group differences or individual level variables.  相似文献

This research examined cross‐national differences in the extent to which majority ethnic group members (White Europeans) in Australia and New Zealand automatically privileged members of their ingroup, relative to Indigenous targets, in cognitive representations of nationhood. As predicted, European Australian undergraduates implicitly associated their own ethnic group with the concept of “Australian”, relative to Aboriginal Australian targets (N = 50), but the implicit preferencing of Whiteness in representations of nationhood (relative to Maori targets) was absent in a comparable sample of New Zealand European undergraduates (N = 50). These results indicate that the extent to which representations of minority groups are interwoven with non‐conscious cognitive representations of nationhood and national identity are not immutably fixed. Instead, it is argued that this cross‐national difference is due to underlying systemic differences in the extent to which symbolic markers of Indigenous culture, identity, and values are consensually represented in majority group (White) national culture.  相似文献

This study presents the results of a predictive validity study of the Multijurisdictional Police Officer Examination (MPOE). The MPOE is a paper-and-pencil test of cognitive abilities developed to select entry level police officers. Criterion measures for the study included training performance, supervisory performance ratings and a file composite measure of negative work related incidents (e.g., use of force). There were 159 (120 majority and 39 minority group) members in the final validation sample. Results indicated that the MPOE was predictive of the three performance indices. Cumulation of results across seven studies (including the present effort) revealed a weighted average correlation between the MPOE and performance ratings of .20 (N=913). The potential generalizability of the results to other police departments is discussed.  相似文献

Globalization has led to increased migration and labor mobility over the past several decades and immigrants generally seek jobs in their new countries. Tests of general mental ability (GMA) are common in personnel selection systems throughout the world. Unfortunately, GMA test scores often display differences between majority groups and ethnic subgroups that may represent a barrier to employment for immigrants. The purpose of this study was to examine differences in GMA based on immigrant status in 29 countries (or jurisdictions of countries) throughout the world using an existing database that employs high‐quality measurement and sampling methodologies with large sample sizes. The primary findings were that across countries, non‐immigrants (n = 139,464) scored approximately half of a standard deviation (d = .53) higher than first‐generation immigrants (n = 22,162) but only one‐tenth of a standard deviation (d = .12) higher than second‐generation immigrants (n = 6,428). Considerable variability in effect sizes was found across countries as Nordic European and Germanic European countries evidenced the highest non‐immigrant/first‐generation immigrant mean differences and Anglo countries the smallest. Countries with the lowest income inequality tended to evidence the highest differences in GMA between non‐immigrants and first‐generation immigrants. Implications for GMA testing as a potential barrier to immigrant employment success and the field's current understanding of group differences in GMA test scores will be discussed.  相似文献

Although there has been empirical attention paid to the criterion‐related validity of predictor composites, there has been much less attention paid to the standardized ethnic group differences associated with these composites. One important area of inquiry in predictor composite research is the influence of adding predictors to a test of general mental ability. The limited empirical literature on this practice is mixed, but the prevailing expectation is that there is likely to be higher validity and less adverse impact. Unfortunately, much of the previous work is limited by the presence of inaccurate validity and standardized ethnic group difference values. In this analysis we formed meta‐analytic matrices to more accurately estimate the validity and standardized ethnic group differences of several composites that combine a measure of cognitive ability with measures of conscientiousness, a structured interview, or biodata. While results were somewhat complex, we found that adding alternative predictors does not result in a situation in which validity automatically goes up and adverse impact potential automatically goes down. In fact, the reductions in adverse impact (if any) from adding “non‐cognitive” predictors were more modest than much of the literature suggests.  相似文献

Inspection time (IT) measures speed of information processing without the confounding influence of motor speed. While IT has been found to relate to cognitive abilities in adults and older children, no measure of IT has been validated for use with children younger than 6 years. This study examined the validity of a new measure of IT for preschool children. N=71 4‐year‐old children completed the new IT task and standardized measures of fluid ability, visuospatial ability, and speed of processing. N=50 adults completed the same tasks and, additionally, a standard IT task. Results showed that the new IT task is a stable, reliable measure of IT in 4‐year‐old children. The new task had reasonable concurrent validity with the standard IT task in adults and the relationships between cognitive abilities, particularly general cognitive ability, and IT are sufficiently similar in young children and adults to suggest that the new IT task may be a useful tool for research in populations where IT was previously not measurable.  相似文献

This study examined the roles that identification with the heritage group and identification with the majority group play in the relationship between discrimination (subtle or blatant) and subjective well‐being among ethnic minority group members. Participants were 320 ethnic Turks and Moroccans in the Netherlands who completed a questionnaire that measured their well‐being, their perceptions of subtle and blatant discrimination, and their heritage group and majority group identification. The analyses found that relationships between discrimination and well‐being varied as a joint function of the source and strength of people's ethnic identification. Individuals who identified more strongly with their heritage group were more likely to report discrimination than low identifiers but were less likely to be negatively affected by it. For those who identified strongly with their heritage group, experiences with subtle and blatant discrimination and well‐being were unrelated, whereas for those who identified weakly with their heritage group, discrimination and well‐being were negatively related. In contrast, individuals who identified more strongly with the majority group were less likely to report discrimination than low identifiers but were more likely to be negatively affected by it. For those who identified strongly with the majority group, discrimination and well‐being were negatively related, whereas for those who identified weakly with the majority group, discrimination and well‐being were unrelated. These results suggest that although identifying strongly with the heritage group may buffer ethnic minorities from the negative effects of discrimination, identifying strongly with the majority group may exacerbate these effects. The present study of over 3000 2‐year‐old twin pairs used a sex‐limitation model to examine genetic and environmental origins of sex differences in verbal and non‐verbal cognitive ability. Girls scored significantly higher on both measures (p<0.0001), although gender only accounted for approximately 3% of the variance in verbal ability and 1% of the variance in non‐verbal cognitive ability. For the verbal measure boys showed greater heritability than girls. Also the twin‐pair correlation is significantly lower for opposite‐sex twins than for non‐identical same‐sex twins. This indicates that individual differences in verbal ability include some sex‐specific factors. Non‐verbal cognitive ability did not differ in aetiology for boys and girls. We conclude that genetic and environmental influences differ for girls and boys for early verbal but not non‐verbal development.  相似文献

Three studies were conducted to examine the impact of being a numeric majority or minority in Hawai'i and U.S. mainland on the ethnic identity and self‐esteem of Asian and European Americans. Results of Study 1 (N = 214, M age = 19.85 years) and Study 2 (N = 215, M age = 18.20 years) showed that Asian Americans who grew up on the U.S. mainland, where they are a numeric minority, reported higher ethnic identity than did Asian Americans who grew up in Hawai'i, where they are a numeric majority. In addition, ethnic identity was significantly associated with self‐esteem for Asian Americans from the U.S. mainland and European Americans from Hawai'i (numeric minority), but not for Asian Americans from Hawai'i and European Americans from the U.S. mainland (numeric majority). Study 3 (N = 88, M age = 18.12) examined ethnic identity and self‐esteem among Asian and European Americans who had moved from the U.S. mainland to attend a university in Hawai'i over a 1 year time period. The results showed significant relations between ethnic identity and self‐esteem for Asian Americans when they initially moved to Hawai'i, but this relation decreased after they had lived in Hawai'i for 1 year. There are large individual differences in the ability to recognise faces. Super‐recognisers are exceptionally good at face memory tasks. In London, a small specialist pool of police officers (also labelled ‘super‐recognisers’ by the Metropolitan Police Service) annually makes 1000's of suspect identifications from closed‐circuit television footage. Some suspects are disguised, have not been encountered recently or are depicted in poor quality images. Across tests measuring familiar face recognition, unfamiliar face memory and unfamiliar face matching, the accuracy of members of this specialist police pool was approximately equal to a group of non‐police super‐recognisers. Both groups were more accurate than matched control members of the public. No reliable relationships were found between the face processing tests and object recognition. Within each group, however, there were large performance variations across tests, and this research has implications for the deployment of police worldwide in operations requiring officers with superior face processing ability. A social‐cognitive model for the development of cross‐racial self‐efficacy was developed and tested in a longitudinal study involving a racially and culturally diverse sample of undergraduate students (N = 879). Multiple group analyses indicated that the model fit equally well for men and women and for White students and ethnic minority students. This study investigates the extent to which job applicants fake their responses on personality tests. Thirty‐three studies that compared job applicant and non‐applicant personality scale scores were meta‐analyzed. Across all job types, applicants scored significantly higher than non‐applicants on extraversion (d=.11), emotional stability (d=.44), conscientiousness (d=.45), and openness (d=.13). For certain jobs (e.g., sales), however, the rank ordering of mean differences changed substantially suggesting that job applicants distort responses on personality dimensions that are viewed as particularly job relevant. Smaller mean differences were found in this study than those reported by Viswesvaran and Ones (Educational and Psychological Measurement, 59 (2), 197–210), who compared scores for induced “fake‐good” vs. honest response conditions. Also, direct Big Five measures produced substantially larger differences than did indirect Big Five measures.  相似文献

Data on the compatibility of evidence‐based treatment in ethnic minority groups are limited. This study utilized focus group interviews to elicit Mexican American women's (N= 12) feedback on a cognitive behavior therapy guided self‐help program for binge eating disorders. Findings revealed 6 themes to be considered during the cultural adaptation process and highlighted the importance of balancing the fidelity and cultural relevance of evidence‐based treatment when disseminating it across diverse racial/ethnic groups.  相似文献

Using a 5‐year longitudinal study, we investigated the long‐term effects of courses with ethnic studies content and courses with Latino or Black professors on university students' intergroup attitudes. We found that these curricular variables significantly affected the intergroup attitudes of students beyond pre‐existing differences in attitudes and beyond other curriculum variables. As expected, we found differences between ethnic groups: White students showed movement toward other groups as a result of these curricular factors, whereas Latino and African American students showed both increased tolerance toward other groups and movement toward the in‐group. The results are discussed in terms of group status differences between the dominant White majority and the stigmatized Latino and Black minority groups.  相似文献

This paper integrates recent meta‐analytical findings regarding group differences in job‐ and educational‐related criteria and cognitive ability measures used as predictors in personnel selection and selection to higher education institutions. The findings suggest that cognitive ability measures reveal much higher group differences than the corresponding between‐group differences in job‐ and educational‐related criteria. One possible explanation for these differential gaps is that cognitive ability measures are objective and standardized while the typical measures used as job‐ and‐educational related criteria are non‐standardized subjective evaluations of job performance and academic achievement. While these findings are consistent with unbiased prediction or over‐prediction for lower scoring groups, they imply that selection is biased against them. Methods for culturally and linguistically appropriate cognitive testing of elderly minority populations are lacking in Europe. The aim of this study was to compare performance on the Rowland Universal Dementia Assessment Scale (RUDAS) and the Mini Mental State Examination (MMSE) in Turkish immigrants in Denmark and determine the impact of demographic and health‐related variables on test performance. A sample of non‐demented community‐dwelling Turkish immigrants was recruited from the greater Copenhagen area. All participants completed a structured interview regarding demographic, physical and mental health status, as well as measures of depression and acculturation, and cognitive testing with the RUDAS and the MMSE. A total of 76 non‐demented participants aged 50 or more were included in the study. The mean performance on the RUDAS and the MMSE was 26.8 (SD 2.4) and 23.7 (SD 4.3), respectively. In group comparisons, correlation analyses and regression analyses, level of schooling represented a more significant variable for RUDAS and MMSE performance than any other variable. However, the impact of schooling was considerably more pronounced on the MMSE and the test was not found to be a valid measure of general cognitive function in subjects with less than five years of schooling. Although not entirely free of educational bias, the RUDAS can be a valuable supplement to the MMSE for assessment of general cognitive function in Turkish minority populations.  相似文献

The current research investigated questions that persist regarding the criterion‐related and construct validity of situational (SI) versus past‐behaviour (PBI) structured interview formats in predicting the job performance of managers. Analyses of data collected from 157 applicants to managerial positions showed that the PBI format significantly predicted job performance ratings (r = .32, p <.01), whereas the SI format did not (r = .09, ns). Investigation of potential construct differences between the SI and PBI formats showed that the PBI was more highly related to manager‐relevant cognitive ability measures, assessment centre exercises and personality traits, as compared with the SI. Such differences help to explain the predictive validity differences between the SI and PBI observed in current and previous research.  相似文献

This study investigated the effects of different characteristics of early child‐care in England on the development of cognition, language, and task‐related attention and behaviour (orientation/engagement and emotion regulation during the Bayley assessment) at 18 months. Data were drawn from a prospective longitudinal study of 1,201 infants. As found in previous studies, socio‐demographic characteristics and maternal caregiving (especially ‘opportunities for stimulation’) were significant predictors of all child outcomes. There were also effects of quantity of individual and group care, and quality of non‐maternal care. Controlling for demographics and maternal caregiving, more hours of group care (nurseries) were related to higher cognitive scores, while more hours of individual care (e.g., grandparents, nannies etc.) were related to lower orientation/engagement scores. Non‐maternal caregiving was observed in a subsample of 345 children, and after controlling for all covariates as well as quantity and stability of care, quality of care was found to be predictive of higher cognitive ability and better orientation/engagement. Although the effect sizes were small in magnitude, in line with other similar studies, such modest effects from a large English sample are important when viewed in light of the widespread use of non‐maternal care during infancy and early childhood.  相似文献

This study asks to what extent (a) individuals show consistent performance differences across typical behavioral decision‐making tasks, and (b) how those differences correlate with plausible real‐world correlates of good decision making. Seven tasks, chosen to span the domain of decision‐making skills, were administered to participants in an ongoing longitudinal study providing extensive social, psychological, and behavioral measures. Performance scores on individual tasks generally showed small, positive inter‐task correlations. An aggregate measure of decision‐making competence (DMC) was appropriately correlated with plausible sources, concomitants, and outcomes of good decision making, suggesting the underlying construct's external validity. Higher DMC scores were associated with more intact social environments, more constructive cognitive styles, and fewer ‘maladaptive’ risk behaviors. In each case, DMC adds to the predictive validity of general measures of cognitive ability. These results suggest that poor decision making on common laboratory tasks is related to real‐world antecedents and consequences of poor decision making.
