The article examines the role of organizational identification and job satisfaction in relation to turnover intentions in seven organizations. Two models are proposed in which either job satisfaction or organizational identification was treated as a mediator of the other's relationship with turnover intention. The organizations varied in terms of culture (Japan vs. UK), and institutional domain (academic, business, health, mail, legal). Within each organization, and meta‐analytically combined across the seven samples (N = 1392), organizational identification mediated the relationship between job satisfaction and turnover intention more than job satisfaction mediated the relationship between organizational identification, and turnover intention. Organizational identification also had the larger overall relationship with turnover intention. This pattern remained true when gender, age, type of organization, culture, and length of tenure were accounted for, although the direct relationship between job satisfaction and turnover intention was stronger in private than public organizations and when the ratio of men was higher. The findings are consistent with a social identity theory (SIT) perspective and with the idea that identification is a more proximal predictor of turnover intention. Over and above job satisfaction, organizational identification offers a strong psychological anchor that discourages turnover intention in a range of organizational contexts. As part of a study of the role of supervision in, predicting turnover, 105 nurses provided confidential data on leader-member exchange and satisfaction with supervision, while their supervisors provided performance evaluation information. Although results reaffirmed an inverse correlation between employee performance and turnover (r=–.23p<.05), only directional support was obtained for the hypothesis that performance moderates the relationship between satisfaction with supervision and turnover. Turnover was also not found to be curvilinearly related to performance. Additionally, the, results did not replicate an earlier finding that leader-member exchange is a strong predictor of empolyee turnover. The results are interpreted as underscoring the difficulty of predicting turnover from affect, and the need to, develop refined theoretical models that specifically link these constructs.  相似文献

In their quantitative review of the literature, Healy, Lehman, and McDaniel [Healy, M. C., Lehman, M., & McDaniel, M. A. (1995). Age and voluntary turnover: A quantitative review. Personnel Psychology, 48, 335–345] concluded that age is only weakly related to voluntary turnover (average r = −.08).However, with the significant changes in mobility patterns among employees over the last two decades, the strength of the age–turnover relationship may have changed as well. In a meta-analysis of studies published between 1990 and 2008 (49 studies, N = 71,053), we found that the age–voluntary turnover relationship was in fact stronger (−.14) than what Healy et al. (1995) found. In addition, moderator tests revealed that race, tenure, and education level help explain differences in effect sizes across studies linking age to turnover. That is, the age–turnover relationship is stronger when there are more racial minorities in the sample (−.16), when organizational tenure is higher (−.18), and when education level is lower (−.20). In addition, the relationship is strongest when the timeframe for measuring turnover behavior is 1–2 years and when the research is conducted with U.S. samples.  相似文献

The current study examines the relationship between an individual's history of changing jobs and future turnover (the so-called “hobo syndrome”). Relying on self-consistency theory, it was hypothesized that the relationship between job mobility history and turnover is moderated by job complexity. Using a sample of 393 employees from two healthcare organizations, multiple methods were used to assess the variables of interest. Job mobility history was assessed with a biodata questionnaire collected before employees were hired. Job complexity was measured objectively by a job complexity index calculated from O*NET data. Turnover was assessed with actual turnover data collected over an 18-month post-hire period. Consistent with our hypothesis, results using event history analyses revealed that previous job changes were positively related to turnover likelihood. Additionally, job complexity moderated the relationship between previous job changes and turnover likelihood, such that previous job changes were more positively related to turnover in complex jobs. Implications for future research and practice are discussed.  相似文献

This article explores moderators of the relationship between turnover intentions and turnover behavior to better explain why some employees translate intentions into behavior and other employees do not. Individual differences in self-monitoring, locus of control, proactive personality, and risk aversion were examined. Results indicate that self-monitoring and risk aversion moderate the intentions-turnover link. Specifically, the relationship between turnover intentions and turnover is stronger for low self-monitors and those lower in risk aversion. Locus of control moderated the relationship in 1 of 2 samples such that the relationship was stronger for those with an internal locus of control. Proactive personality, however, did not directly moderate the relationship between intentions and turnover behaviors.  相似文献

We hypothesize that the relationship between perceived employability (PE) and turnover intention is stronger when job resources (job control, social support from the supervisor and colleagues) are low. Results from a prospective study one year apart were similar in samples of Finnish university (N = 1314) and hospital workers (N = 308). The interaction between PE and job control related significantly to turnover intention at Time 2 in both samples, and in the hospital sample also when controlling for turnover intention at Time 1: PE related positively to turnover intention when job control was low. Furthermore, PE at Time 1 was not significantly related and job resources at Time 1 were negatively related to turnover intention at Time 2. For social support from colleagues in particular, this relationship held when controlling for Time 1 turnover intention. Thus, PE does not present a risk of turnover intention, unless job control is low.  相似文献

本研究采用元分析方法探索了组织认同与离职意向的关系。通过文献搜索与筛选, 获得了59项研究和71个独立效应量, 共包含23180名被试。根据数据特点, 采用随机效应模型对两者关系进行了分析, 结果表明, 整体上组织认同与离职意向呈现高等程度的负相关(r = −0.453); 不同维度内容的组织认同测量工具、被试从事的行业类型对组织认同与离职意向的关系具有调节效应, 但不同认知结构的离职意向测量工具、文化背景的调节效应不显著。上述结果证明了组织认同对离职意向的影响作用, 同时, 也强调了科学研究中测量工具使用的科学性。  相似文献

离职是组织管理研究中一个重要的课题, 但鲜有研究将其纳入风险决策的框架中。本文运用行为决策的研究方法, 将离职作为一种风险选择, 运用三参照点理论探讨个体薪酬差距与离职决策之间的关系。我们的理论分析和初步的预研究发现:(1)个体薪酬现状与底线的差距负向预测离职决策, 薪酬目标与现状的差距正向预测离职决策; (2)进一步推导出薪酬差距与离职决策间存在双拐点的非线性函数关系; (3)同行现状收入作为横向参照系, 在薪酬差距与离职决策两者之间起锚定作用; (4)组织中薪酬分布的差距大小作为纵向参照系, 在薪酬差距与离职决策两者之间起调节作用。本研究将离职作为一种风险决策进行研究, 不仅对于离职理论与决策理论的发展有一定意义, 而且为人力资源管理实践提供了指导与启示。  相似文献

The present study tests an integrative model that considers differential gender effects for the mediating role of work engagement on the relationship between job insecurity and turnover intentions in a predominantly Muslim country. Job insecurity was divided into two aspects: general concerns about losing one’s job and concerns about losing the privileges (such as career advancement, stimulating work, competence, and pay development) that come from one’s specific job. Data were collected from 309 private banking employees (107 women, 202 men, with a mean age of 33.58) in Marmara region, Turkey. The results of multi-group path analysis partially support the hypotheses. The differential gender effects for the mediating effect of work engagement were supported only on the concerns about losing job privileges→turnover intention linkage, but not on the concerns about losing the job itself→turnover intention linkage. Moreover, the mediating effect of work engagement on the relationship between concerns about losing job privileges and turnover intention was found to be stronger for women than for men. For men, work engagement acts only as a partial mediator, suggesting that concerns about the loss of job privileges exerts its effects on turnover intentions both directly and indirectly. Although the direct effect of concerns about losing the job itself on turnover intention is significant, the indirect effect through work engagement turns out to be nonsignificant for both genders. Our findings are discussed considering the business environment in Turkey as a Muslim country.  相似文献

Although turnover intentions are the strongest predictors of voluntary turnover behaviours, many employees who express intentions to leave do not. To explain why some employees translate turnover intentions into behaviour and others do not, this study examines the moderating effect of temporal focus (i.e. the degree to which one thinks about the past, present and future) between turnover intentions and voluntary turnover, using the lens of theory of planned behaviour. Data were collected from 683 full-time employees in a range of organisations at three points in time. Results show that past temporal focus conditions the positive relationship between turnover intention and turnover, such that the relationship is stronger when past temporal focus is high. Future temporal focus has an opposite moderating effect, such that the relationship between turnover intention and turnover is weaker when future temporal focus is high. Results show no significant moderating effect of current temporal focus. Overall, temporal focus helps explain why some employees leave and others stay by conditioning the likelihood of translating turnover intentions into quitting. We speculate that a dominant, unspoken paradigm in turnover research is an assumption that individuals are current focused, yet our results suggest scholars should explicitly examine this assumption.  相似文献

为了探讨生涯适应力对员工离职意向的作用机制,通过分析193名企业员工的问卷,采用Bootstrap法进行中介和调节分析,并采用Johnson-Neyman 法对职业满意度的调节效应进行量化分析。结果表明:(1)生涯适应力通过感知到的组织内职业竞争力负向作用离职意向,通过感知到的组织外职业竞争力正向作用离职意向;(2)职业满意度(主观生涯适应力)调节生涯适应力对离职意向的直接和间接影响。当职业满意度达到中等及以上水平时,生涯适应力的增大会直接减少离职意向,但间接的通过感知到的组织外职业竞争力增加离职意向。因此,提高员工的生涯适应力和职业满意度只能在一定程度上减少离职意向。  相似文献

This study examines the extent to which 2 status characteristics—pay level and part-time vs. full-time employment—influence the effectiveness of age as a predictor of work-related attitudes and behaviors. Using a sample of 157 registered nurses, hierarchical regression was used to determine whether pay level or employment classification (part-time vs. full-time) moderated the relationship between chronological age and the following outcomes associated with the process of voluntary turnover: job satisfaction, organizational commitment, withdrawal cognitions, perceived alternatives, search behavior, and actual turnover behavior. Findings indicate that the effects of age on work attitudes and behaviors are moderated to some extent by both status characteristics. Implications for research and practice are discussed.  相似文献

To better understand the influence of causal perceptions on turnover intentions, this study investigates the influence of hostile attribution styles on job satisfaction, stress, and turnover intent. A theoretical model is developed in which satisfaction and stress are predicted to mediate the relationship between hostile attributions and turnover intentions. Results of hierarchical regression and path analysis partially supported the hypothesized model, suggesting that hostile attribution styles are an important predictor of job satisfaction and turnover intentions. The predicted relationship between hostile attribution style and stress was not supported.  相似文献

The relationship between perceived employability and turnover intentions seems much more complicated than what the common sense would suggest. Based on the reviewed literature, it was expected that job satisfaction, affective commitment, and perceived job security would moderate this relationship. Using a sample of working individuals from different occupations and sectors (N = 721), it was found that employees who perceived themselves as highly employable were more likely to have turnover intentions when their affective commitment was low and perceived job security was high; and the relationship was negative for employees with shorter tenures. Understanding the conditions under which perceived employability is associated with turnover intentions may help organizations design human resource policies that allow them to retain an educated and competent workforce.  相似文献

Past turnover research has posited personality traits as important antecedents to quit intentions. Nevertheless, previous literature has not investigated the relationship between employees’ entrepreneurial tendencies—a constellation of domain specific traits—and turnover. Drawing on dispositional trait theory and attraction-selection-attrition theory, we propose engagement and intentions to start a business as mediators of the relationship between entrepreneurial tendencies and quit intentions. We test our predictions in a sample of full-time employees from the United Kingdom (N = 224). In line with our hypotheses, an inconsistent mediation is found, where both positive and negative links between entrepreneurial tendencies and turnover intentions were mediated by engagement and intentions to start a business respectively. Thus, entrepreneurial employees were more likely to be engaged, but at the same time also more likely to be considering starting their own business, leading to a conflicting relationship to turnover intentions. The current study informs the human resource management literature concerning the motivational mechanisms explaining turnover intentions among entrepreneurial employees. It also provides practical insights with regards to the effective management of this workforce.  相似文献

Research assessing the relationship between job performance and turnover has historically yielded mixed results. Reported findings have reflected no relationships, linear associations, or U‐shaped forms between these constructs. The current study attempted to shed light on the intricate relationship between job performance and voluntary turnover by investigating gender boundaries and relevant controls. After controlling for age, tenure, and job satisfaction, the data provided evidence of a U‐shaped association between job performance and turnover. However, once the data were partitioned into male and female subsamples, a different pattern emerged, whereby males continued to reflect the U‐shaped relationship and females reflected no job‐performance‐turnover relationship. Implications of these findings for both theory and research are provided.  相似文献

To understand the relationship between current Japanese career women's job satisfaction and turnover, we analyzed 177 currently full-time employed individuals from our survey data. Participants ranged in age from 23 to 60, and were graduates of two four-year women's universities. We divided the participants into two groups based on whether or not they had changed jobs. As a result of factor analysis, we summarized job satisfaction into five factors: job interest, expectations of women, volume of work, health and welfare benefits, and career development. The scores of the 'health and welfare benefits' factor differed significantly between the two groups. A hierarchical logistic regression analysis found that low satisfaction with 'health and welfare benefits' tended to affect turnover intention. In addition, satisfaction with 'job interest' and 'volume of the job' tended to influence turnover intention, and at the same time these effects depended on the past turnover experience. From these study results, we suggest that current Japanese career women's turnover is mainly affected by the responsibilities of women in the face of the work–family conflict.  相似文献

Purpose

The purpose of this study was to investigate the performance–turnover relationship by considering the effects of task performance and OCBs simultaneously while also examining the moderating effect job complexity has on the relationship between voluntary turnover and each type of performance.

Design/Methodology/Approach

Data were obtained as part of a larger study to validate an employment test, in which actual turnover data and supervisory ratings of job performance were collected for employees in two hospitals (n = 782).

Findings

Task performance exhibited a curvilinear relationship with turnover, while OCB exhibited a negative linear relationship with turnover. Job complexity moderated both of these relationships. For task performance, turnover in high-complexity jobs was greater for low performers but lower for high performers relative to that of employees in low-complexity jobs. For OCB, the negative relationship with turnover was more pronounced in high-complexity jobs.

Implications

Both low- and high-task performers are more likely to turnover, while employees exhibiting high OCBs are less likely to turnover. These results imply that retention strategies are critical for top performers, but especially in high-complexity jobs. Organizations may be able to discourage voluntary turnover by creating conditions that stimulate OCB, particularly in highly complex jobs.

Originality/Value

Most prior performance–turnover relationship research used unidimensional measures of performance, whereas this study included two dimensions of performance and examined this relationship while controlling for one-performance dimension when predicting the other. Furthermore, this study is one of the first studies to suggest that job complexity moderates the performance–turnover relationship.

ABSTRACT

This study examines the mediating role of job fit on the relationship between perceived supervisor support (PSS) and perceived organizational support (POS), and the mediating role of personal sacrifice on the relationship between POS and turnover intention. We use structural equation modeling (SEM) with a data set consisting of a sample of 346 individuals in a manufacturing firm to test our proposed model of PSS, POS, and turnover intention. Consistent with prior literature, our hypothesized model confirms that PSS is a predictor of POS and that POS is a predictor of turnover intention. By testing two additional competing and theoretically derived nested models, our findings indicate that job fit partially mediates the relationship between PSS and POS, and that personal sacrifice partially mediates the relationship between POS and turnover intention. Our study is among the first to examine job fit and personal sacrifice as mediators within the POS-turnover intention model.  相似文献

We examined the relationship between work unit, direct management, and overall management turnover and performance improvement following an intervention in fifty work units in multiple organizations in eight countries. Direct management turnover was negatively related to performance improvement, while work unit and overall management turnover were not. We also investigated shared values as a moderator of the turnover-performance relationship and found that high shared values buffered the negative effect of overall management turnover on performance improvement. The results are noteworthy, as they point to the importance of examining turnover at different organizational levels and identifying moderators of the turnover-performance relationship.
