商业银行信贷风险管理中最大的难题是内部利益冲突导致的风险管理失灵甚至无效。信贷从业人员个人权力与组织利益的冲突、眼前利益与长远利益的冲突、等等银行内部利益的冲突时刻都在冲击着风险管理的闸门。这些利益冲突因为风险本身的特征而具有隐蔽性。要真正落实风险管理,就必须运用伦理治理手段平衡有关利益。  相似文献

随着社会与环境问题的日益严峻, 责任型领导这个研究主题逐渐引起了学界的关注与探讨。观其发展历史, 责任型领导的概念界定主要历经了关系视角、过程视角和行为视角的变迁, 实证研究主要涉及道德认同、情境强度、社会交换、社会学习、社会信息加工、情感事件和资本理论等视角。在中国情境下, 未来研究既可以遵循本位研究思路, 从差序格局特征、集体主义取向类型等视角进行探索, 也可采用客位研究思路, 对以往西方研究视角进行检验或升级, 如整合、对比或探讨适用条件。  相似文献

This article is the second one in a series dealing with mental health ethics in Cuba. It reports on ethical dilemmas, resources and limitations to their resolution, and recommendations for action. The data, obtained through individual interviews and focus groups with 28 professionals, indicate that Cubans experience dilemmas related to (a) the interests of clients, (b) their personal interests, and (c) the interests of the state. These conflicts are related to power differentials among (a) clients and professionals, (b) professionals from different disciplines, and (c) professionals and organizational authorities. Resources to solve ethical dilemmas include government support, ethics committees, and collegial dialogue. Limitations include minimal training in ethics, lack of safe space to discuss professional disagreements, and little tolerance for criticism. Recommendations to address ethical dilemmas include better training, implementation of a code of ethics, and provision of safe space to discuss ethical dilemmas. The findings are discussed in light of the role of power in applied ethics.  相似文献

This study examined the differences in gender between a “balanced” or “unbalanced” orientation of leadership, leadership characteristics, and the perceived effectiveness of educational leaders through subordinate responses in the context of Bolman and Deal's (1991, 1997) four-frame leadership theory and Quinn's (1988) competing values model. The findings suggest that any differences in the perceived effectiveness of educational leaders in the three leadership type groups are equally true for male and female leaders, and that male and female educational leaders were perceived to be equally effective in their respective organizations despite the stereotypical connotations asserted in previous research. In addition, no significant differences were found between men and women in their leadership characteristics, which stands in contrast to extant research-supported evidence. This study analyzed the ratings of 57 leaders (males = 31; females = 26) by 472 subordinate participants (males = 234; females = 238) from lower, middle, and upper management levels in secondary and postsecondary institutions. Approximately 60% of the participants and one third of the educational leaders were African Americans.  相似文献

Two experiments investigated how leadership shapes individual contributions in small groups facing public goods dilemmas. We predicted that the influence of leaders would be determined by their ability to fulfill both instrumental needs (solve the free-rider problem) and relational needs (contribute to the identity) of group members. The relative importance of these two needs was expected to vary with the salience of group membership (social vs personal identity). This hypothesis was supported in two experiments. Experiment 1 revealed that leaders showing group commitment and fairness toward members were more effective at raising contributions when social identity was salient. Furthermore, Experiment 2 showed that highly committed leaders were more influential when social identity was salient, whereas leaders with intrinsic leadership skills were more influential when personal identity was salient. This suggests that the effectiveness of leader solutions to social dilemmas depends upon the fit between leader characteristics and member expectations.  相似文献

Despite research advances, work-family scholars still lack an understanding of how leadership constructs relate to an employee's ability to effectively manage the work–family interface. In addition, there remains a need to examine the process through which leadership and work-family conflict influence well-being outcomes. Using a sample of 312 workers, a mediated process model grounded in social exchange theory is tested wherein the authors seek to explain how leaders shape employee perceptions, which, in turn, impact organizational fulfillment of expectations (i.e., psychological contract breach), work-family conflict, and well-being. A fully latent structural equation model was used to test study hypotheses, all of which were supported. Building on existing theory, findings suggest that the supervisor plays a critical role as a frontline representative for the organization and that work-family conflict is reduced and well-being enhanced through a process of social exchange between the supervisor and worker.  相似文献

本研究探究了参与型领导对员工工作幸福感的双重影响,并探究了感知同事支持的调节作用。基于191份互联网企业员工的三阶段追踪数据,采用路径分析发现:参与型领导既能增强员工的组织自尊进而提升员工工作幸福感,又会加重员工的工作负荷进而降低员工工作幸福感。感知同事支持在上述两条路径过程中发挥调节作用,当员工感知到高水平同事支持时,工作负荷的中介效应被削弱,而组织自尊的中介效应被强化。上述结果能启发管理者如何有效地为企业员工谋幸福。  相似文献

This is essentially a personal perspective in which it is suggested that the roots of many armed conflicts can be traced to the pursuit of dominant interests which are dressed up in the language of values. Dialogue is presented as the human alternative to armed conflict. A non-national forum in which interests and values can be uncovered, and which will provide a context for potential dialogic encounter, is tentatively suggested. Some insights from the realm of counselling and psychotherapy that can contribute to an understanding of the nature of dialogue are explored. The role of counselling as a proactive influence in society is emphasised.  相似文献

New leaders face a challenging task when they take charge of their teams. They have to determine how best to guide the work process, and they must understand how their behaviors will affect the members of their team. This research examines how a newly assigned team leader's status moderates subordinates' reactions to different leadership styles to affect assessments of the leader's self-confidence and effectiveness, and how this impacts team performance. Across 2 experimental studies, results demonstrate that low-status leaders are rated as more effective when they use a directive style, whereas high-status leaders are viewed as more effective when they use a participative style, and this relationship is mediated by perceptions of self-confidence. In addition, teams whose leaders are viewed more favorably perform better on a complex group task. These findings imply that low-status individuals are able to enhance their level of personal power by drawing on whatever positional power they hold, whereas high-status individuals are better off relying solely on their personal power to influence others. This research also provides a clear demonstration that assessments of new leaders' behaviors are subject to an appraisal that is clouded by observers' status perceptions and attributions.  相似文献

The purpose of this paper is to articulate a rationale for value-based praxis in community psychology. Although values need to promote personal, collective, and relational wellness at the same time, it is argued that community psychologists pay more attention to personal and relational wellness than to collective wellness. In order to address this imbalance it is important to promote the value of social justice. While praxis requires that we engage in a cycle of reflection, research, and social action, community psychologists devote more resources to the first two phases of praxis than to the last one. This paper offers a framework for deciding what values and what praxis considerations we should attend to and how we may advance social justice and social action in community psychology.  相似文献

Grounded in role congruity theory, we examine how status incongruence (when the subordinate is older, has more education, work experience, and/or organizational tenure than the supervisor) in subordinate–supervisor dyads affects transformational leaders’ ability to foster affective organizational commitment among their subordinates. Across two field studies, our findings show that the relationship between transformational leadership and subordinate affective organizational commitment is less positive when status incongruence is high. Furthermore, in both field studies we found a 3‐way interaction among transformational leadership, status incongruence, and supervisor gender predicting subordinate affective organizational commitment. Specifically, in Study 1 (pink‐collar employees in Turkey), low status incongruence strengthened the positive relationship between transformational leadership and subordinate affective organizational commitment for male leaders. In Study 2 (pink‐collar employees in the United States), low status incongruence strengthened the positive relationship between transformational leadership and subordinate affective organizational commitment for female leaders. Furthermore, Study 2 also revealed that collective identity was a mediator of both the significant 2‐ and 3‐way interaction effects on subordinate affective organizational commitment.  相似文献

Theories of visionary leadership propose that groups bestow leadership on exceptional group members. In contrast, social identity perspectives claim that leadership arises, in part, from a person's ability to be seen as representative of the group. Integrating these perspectives, the authors propose that effective leaders often share group members' perspectives concerning the present, yet offer a unique and compelling vision for the group's future. In addition, although intergroup contexts may increase the value of representativeness, the authors predict that vision dominates representativeness in single-group situations characterized by high levels of collective stress (e.g., a natural disaster). Five studies demonstrated that visionary leaders (those who offer novel solutions to their group's predicament) attract more followers, promote group identification and intrinsic motivation, mobilize collective action, and effectively regulate group members' emotions and reactions to crises compared to representative leaders. The authors discuss when, why, and how vision triumphs over representativeness in leader emergence and effectiveness.  相似文献

Research to date has shown that health professionals often practice according to personal values, including values based on faith, and that these values impact medicine in multiple ways. While some influence of personal values are inevitable, awareness of values is important so as to sustain beneficial practice without conflicting with the values of the patient. Detecting when own personal values, whether based on a theistic or atheistic worldview, are at work, is a daily challenge in clinical practice. Simultaneously ethical guidelines of tone-setting medical associations like American Medical Association, the British General Medical Council and Australian Medical Association have been updated to encompass physicians’ right to practice medicine in accord with deeply held beliefs. Framed by this context, we discuss the concept of value-neutrality and value-based medical practice of physicians from both a cultural and ethical perspective, and reach the conclusion that the concept of a completely value-neutral physician, free from influence of personal values and filtering out value-laden information when talking to patients, is simply an unrealistic ideal in light of existing evidence. Still we have no reason to suspect that personal values, whether religious, spiritual, atheistic or agnostic, should hinder physicians from delivering professional and patient-centered care.

通过两个计算机情景模拟实验, 分别采用“保证游戏”与“最后通牒博弈”范式, 考察了人际冲突中失望的个体对于威胁评价与冲突行为的影响。在此基础上进一步探讨了冲突类型对人际冲突中失望个人效应的调节作用。结果发现:(1)失望个体相比无情绪个体的威胁评价更高, 冲突行为更多。(2)冲突类型影响处于失望状态的个体的威胁评价, 即价值观冲突中失望个体的威胁评价要高于利益冲突中失望个体的威胁评价; 但是冲突类型并不影响失望个体的冲突行为。  相似文献

Motivation plays a crucial role in leadership, particularly when facing difficult situations and decisions. This long-term study investigates whether vocational interests predict an individual's motivation to lead (MtL). Moreover, it examines whether the link between vocational interests and MtL is mediated by the extent and success of prior leadership experiences. To this end, 471 participants (291 male, 180 female, Mage = 22.65, SDage = 7.95) provided information on their vocational interests. Two years later, participants rated their MtL and provided information on both the extent of their prior leadership experiences and the respective success gained from these. Results show that enterprising and conventional interests positively affect MtL two years later. Additionally, enterprising and social interests also indirectly influence a person's motivation to lead through the extent and success of prior leadership experiences: people with higher enterprising and social interests report more prior experience in leading. This experience is linked to more self-perceived leadership success, which consequently enhances these persons' motivation to take on leading roles. These findings enrich theory on the antecedents and malleability of MtL. From a practitioner's view, the findings equip recruiters with information on how to search for motivated leaders and how to maintain their motivation.  相似文献

This study addresses the following: (1) does a team leader change along with the quality of the team’s human capital affect post-change team performance?; (2) is functional leadership of the team’s human capital a driver of post-change team performance?; and (3) should interim vs. permanent leaders manage the team’s human capital differently? We analyzed archival data from Major League Baseball teams who had undergone an in-season manager change (N = 129). Team performance improved after a leader change, and the quality of the team’s strategic and non-strategic core human capital were positively related to post-change performance. New leaders who engaged in more active functional leadership of the strategic core human capital enhanced the positive effects of human capital quality. Additionally, active functional leadership enhanced the positive effects of strategic core human capital for interim replacement leaders, but not for permanent replacement leaders. This study extends theory and practice on the importance of functional team leadership and human capital following a leader transition. As such, our results provide actionable knowledge for organizations and managers who are part of leadership transitions. This empirical study leverages a unique sample to provide insights into the implications of team leader transitions. The results of this study shed light on the impact that leader transitions which involve “interim” and “permanent” replacements may have on post-transition team performance and how these different types of leaders should leverage the inherent human capital that exists within the team.  相似文献
