Personal and work-related stressors experienced by employees can result in substantial costs to employers in the form of employee absenteeism. Employee Assistance Programs (EAPs) provide an important vehicle to assist employees with behavioral health issues, personal concerns, and work-related problems that impact employee absenteeism. This study tested the impact of EAPs on reducing employee absenteeism utilizing a well-matched control group and human resource timecard data. The study recruited employees from 20 areas of state government and used a prospective, quasi-experimental design with propensity score matching. EAP (n = 145) users were matched to non-EAP (n = 145) users on baseline demographic, psychosocial, and work-related characteristics that differentiate the groups. Hours of sick time recorded were provided by human resource offices. Differences in sick leave usage were tested using mixed model repeated measures. A steeper decline in sick leave usage for EAP than non-EAP employees was found, with estimates of 4.8 to 6.5% fewer hours lost per month to illness. Further analysis found that EAP services were most effective in helping clients move from moderate to low levels of sick leave rather than in reducing sick leave for those experiencing chronic absenteeism. Research on the effectiveness of EAPs rarely utilizes well-matched control groups and frequently relies on self-reported outcomes. Using an objective measure of work time lost, this study provides empirical evidence that users of EAP services tend to reduce their absenteeism at a faster pace than non-EAP users experiencing similar challenges to maintaining productivity.  相似文献

In this study, we examined perceptions of the citizenship behaviors of male and female employees who took leave to care for a newborn, a sick child, a sick parent, or who did not take leave. In a 2 (employee gender) × 4 (reason for leave) × 2 (participant gender) experimental design, 242 undergraduate students read a mock personnel file and rated the employee on altruism and generalized compliance. Female employees were not rated differently whether they took leave or not. Male employees who took leave for birth or eldercare were rated less likely to be altruistic at work than their male counterparts who did not take leave and their female counterparts who took leave. There was also a bias against male leave takers for generalized compliance ratings, especially by male evaluators. Future research ideas and implications for organizational practice are discussed.  相似文献

Three motivational theories (need, goal, and reinforcement) suggest that recognition programs should increase employee attendance. A 1-year, quasi-experimental field study of absenteeism was conducted at 4 manufacturing plants with a total 1,100 employees. The study compared a public recognition program for improving work attendance with 3 types of controls. The personal recognition treatment showed (a) significant decreases ranging from 29% to 52% for each quarter's baseline assessment, and (b) significant decreases when the control groups showed no decrease. Employees had favorable perceptions of the public recognition program.  相似文献

Self‐funded leave is an employee benefit that provides a time resource to those who wish to develop interests and other life roles. Semistructured interviews were used for this qualitative study to explore the motivations for enrolling in the self‐funded leave program, how the leave contributed to work‐life balance through development of other life roles, and the difficulties that arose during the program. Adult transition theory is used to conceptualize the process of participating in self‐funded leave programs and to suggest how employees who undertake self‐funded leave can be best supported by career counselors.  相似文献

Wellness programs in contemporary organizations are increasing in number, but attendance is low and results often are difficult to track. We examined participant and program characteristics in 2 organizations that offered extensive wellness activities. One organization considered its program successful and had been in operation for 10 years, while the other organization's program ran for 2 years and ended because of a lack of funding. In the successful program, wellness program attendance showed a relationship to time employees took off for sick days, and improved fitness produced similar results. In the less successful operation, interviews were held with mangers and employees regarding promotion and program support. Suggestions are provided for future wellness programs.  相似文献

A natural one-year work-life intervention to improve occupational health and reduce absenteeism was designed as a field experiment. The intervention allowed the employees in the health care sector of a municipality to take up to five days of self-administered sick leave with full financial compensation up to four times a year. 165 employees in the intervention group and 100 employees in the control group filled out a questionnaire before and after the intervention. The result showed no evidence of misuse of this sick-leave option and some positive subjective health effects were found among those who used the option. Slight improvements were found in musculoskeletal problems and for cold/influenza. There were no effects on overall absenteeism. The question of the impact of local cultures on interventions to improve occupational health is also discussed.  相似文献

The authors describe a culture-specific bilingual career awareness program for Chinese and Korean American parents held in neighborhood community settings and employing the use of bilingual role models and bilingual career information materials. The workshops served 1,140 Chinese and Korean parents in 1985–1986 and 1,413 Chinese and Korean parents in 1986–1987. Leader‐led parent support groups, offered universally to parents of adolescents, are increasingly common, yet little is known of the parents who use this support. The study presented here explored the characteristics of parents of 10‐ to 17‐year‐olds (= 192) who had enlisted in universal support groups and their reasons for enrollment. Sociodemographic factors (parents’ country of origin, educational level, long‐term sick‐leave or unemployment, and marital status) were compared to the general population (Statistics Sweden, 2012 ) and parents’ psychological health and children's psychiatric symptoms were compared to a control group (the BITA study). Results showed that support group parents reported more psychosocial difficulties, such as higher frequency of long‐term sick‐leave or unemployment, more symptoms of anxiety and depression and more psychiatric symptoms in their children than parents in general. While about a fifth of the parents had problem‐oriented (targeted) reasons for enrollment, most parents had general (universal) reasons. Thus, the universal approach does seem to reach its intended recipients.  相似文献

This article investigates three social network models of employee turnover: a structural equivalence model, a social influence model, and an erosion model. It was predicted that structurally equivalent individuals would be more likely to behave similarly (i.e., leave or stay at their position). The rocial influence model predicted that employees with a greater percentage of direct communication links with leavers would be more likely to leave their job. The erosion model posited that individuals located on the periphery of a social network would be more likely to leave their job or “fall off” the edges of the social network. A total of 170 employees, a census of an organization, were administered a communication network questionnaire asking them to identify the people with whom they communicate at work. Network self-report data were analyzed using NEGOPY and UCINET software. Results provided support for all three models of turnover, with the erosion model explaining more of the variance than the other two models. Future research examining communication networks and employee turnover is proposed, on the basis of these results.  相似文献

Archival data were collected to examine bias effects in performance evaluation related to employee pregnancy. Prior survey research has suggested that many supervisors and co-workers hold negative views of pregnant employees. Performance appraisal ratings were collected before, during, and after pregnancy for employees taking maternity leave over a four year time frame. In addition, data was also collected from randomly selected control subjects, which were matched on job title and observation period. Contrary to expectations, performance appraisal ratings were found to increase during pregnancy when compared to before ratings and control group ratings. Potential explanations as well as suggestions for further research are discussed.  相似文献

职业污名对从业者的工作态度和工作行为有着重要影响。以往研究从个体职业身份的视角解释职业污名的作用, 忽略了从业者个体身份认同的多重属性。本研究基于身份边界理论, 提出职业污名会通过牵连家人污名这一机制影响从业者的离职倾向。另外, 这一机制的强弱取决于个体的家庭卷入程度。本研究通过对分属不同职业的384名从业者的3轮问卷调研发现, 家庭卷入调节了牵连家人污名在职业污名与离职倾向之间的中介作用。当个体的家庭卷入水平高时, 这一中介作用更强; 家庭卷入水平低时, 该中介作用更弱。本研究在理论上提出并检验了职业污名影响的新机制, 同时对实际管理工作提出了建议。  相似文献

We examined penalties against individuals who temporarily de-prioritize their employee or parenting role. Experiment 1 (N = 488) utilized vignettes depicting a mother/father who briefly left their child with a babysitter to engage in work/self-care/did not leave (control). Both mothers and fathers were viewed as less parentally competent, likeable, dedicated to their family (and putting their child at greater risk) when they very briefly de-prioritized their caregiving role by leaving their child for either reason, relative to controls. Experiment 2 (N = 494) utilized vignettes depicting a female/male employee who briefly left work to engage in childcare/self-care/did not leave (control). Both male and female employees were rated as less professionally competent, likeable, dedicated to their work and deserving of organizational rewards (and more deserving of organizational penalties, and putting their organization at greater risk) when they very briefly de-prioritized their employee role by leaving work for either reason, compared to controls. However, employees who left for self-care were viewed more negatively than those who left to engage in childcare. Unexpectedly, results did not reveal target gender differences; they were also largely unaffected by participant gender. This suggests that parents and employees face penalties when they must de-prioritize either of these important roles for even very short periods. Implications for well-being, work-life balance, and productivity are discussed.  相似文献

Corporate mergers require proper human resources management to reach their financial and strategic objectives and minimize negative consequences for employee well‐being. Understanding the antecedents of employees’ identification with the merged organization during the corporate merger is crucial, because stronger post‐merger identification results in less conflict and higher levels of motivation. Unfortunately, employees often identify more strongly with their pre‐merger organizations than with the merged organization. One influential approach to understanding the processes underlying organizational identification is the social identity approach ( Tajfel & Turner, 1986 ; Turner, Hogg, Oakes, Reicher, & Wetherell, 1987 ). Research applying this perspective to organizational mergers shows that levels of identification with the merged organization are partly explained by status and dominance differences of the involved organizations, by motivational threats and uncertainties during the merger, and by the representation of the post‐merger identity. Leaders and managers of corporate mergers are able to influence these processes and, thus, to provide a path for successful merger integration.  相似文献

This longitudinal retrospective study shows that when the results of an organizational development intervention are fed back properly and action plans are made, factors associated with leadership and commitments to organization are enhanced. The study compared the effects of survey feedback, including the making of action plans and survey feedback without action plans, to the effects of no feedback at all on several psychosocial factors and sick leave over a 3-year period. The data were derived from 1236 individuals for whom baseline data were available and who completed a 3-year follow-up. Applied statistics revealed that the feedback action plan group reported greater improvements regarding leadership factors and commitment to the organization. The results reveal no differences between the feedback groups in regard to sick leave. There is a need for further studies, preferably with a randomized control design, on how to enhance both the psychosocial work environment and employee health and also how to reduce sick leave in the workplace.  相似文献

Using data collected from 1,987 employees at several locations of a large firm, this study investigates relationships between these employees' cognitive and attitudinal perceptions of an employee assistance program (EAP) and their propensity to use it. Familiarity with the program, perceived accessibility of it, and perceived managerial support for it are hypothesized to affect both employees' confidence in the program and their propensity to use it, and confidence in the EAP is further hypothesized to affect propensity to use. LISREL analysis supported the overall model, but the direct paths from the cognitive variables to propensity to use were not supported and confidence in the program was therefore indicated to be an essential mediating variable. Propensity to use an EAP is argued to be an important indicator of effective EAP implementation and suggestions are offered to management for promoting employee confidence in an EAP and ultimately their propensity to use it.  相似文献

Changes in coronary risk factors, health behaviours, and health-related quality of life (HRQOL) were examined by tertiles of social support group attendance in 440 patients (21% females) with coronary artery disease. All patients participated in the Multicenter Lifestyle Demonstration Project (MLDP; eight hospital sites in the USA), an insurance-covered multi-component cardiac prevention program including dietary changes, stress management, exercise and group support for 1 year. Significant improvements in coronary risk factors, health behaviours, and HRQOL were noted at 1 year. Several of these improvements (i.e. systolic blood pressure, health behaviours, HRQOL) were related to social support group attendance, favoring those who attended more sessions. The associations between support group attendance to systolic blood pressure and to four HRQOL subscales (bodily pain, social functioning, mental health, and the mental health summary score) remained significant when controlling for changes in health behaviours, but dropped to a non-significant level for the HRQOL subscales 'physical functioning', 'general health' and 'role-emotional'. These results suggest an independent relationship of social support group attendance to systolic blood pressure while improvements in quality of life may be in part due to improved health behaviours facilitated by increased social support group attendance.  相似文献

Perceptions of current and appropriate practices, and behavioral intentions regarding the treatment of pregnant employees were examined utilizing the Pregnancy in the Workplace questionnaire. Subjects believed employing organizations should provide more supportive maternity leave policies and should seek to minimize negative career impacts (e.g., reduced promotional opportunities) on pregnant employees. However, subjects also felt employers were too generous in making workload reductions for pregnant employees. While subjects believed more should be done to assist pregnant employees, they were unwilling to agree to support such actions with their personal behaviors. Opinions varied as a function of sex, age, and nationality of the respondent, as well as supervisory experience with a pregnant employee. Women, younger employees, non-U.S. citizens, and those without experience supervising a pregnant employee were significantly more supportive of pregnant employees, and indicated greater support for legislation to assist pregnant employees.  相似文献

The literature on employee referral hiring gives little attention to referrers. Synthesizing 2 theories in the literature (the better match and social enrichment accounts), through the lens of social resources theory, I provide a conceptual and empirical breakdown of the effects of referrer quality (referrer performance at hire and referrer tenure at hire) and posthire accessibility (referrer employment and referrer–referral hire job congruence) on referral hire performance and likelihood of voluntary turnover. I tested my hypotheses with longitudinal data from 386 referrer–referral hire pairs at the same job level in a U.S. call center over a 2‐year period. Across analyses of 2 performance criteria (calls/hour and quality) and likelihood of leaving, I found a nuanced mix of benefits and liabilities that illuminate potential boundary conditions of the revised theories. Referral hires from high‐performing referrers performed better but had higher turnover propensities than those from lower performing referrers. Longer‐tenured employees also produced better performing referral hires, up to a point. Referral hires were less likely to leave, provided their referrer remained employed, but they performed less effectively under this condition. Similarly, referral hires performed worse when their job was congruent with their referrer's job. Theoretical and practical implications are discussed.  相似文献

关于领导-部属交换理论的研究主要集中在职场范围内,少有研究关注领导-部属交换对员工家庭生活的影响。本研究以工作家庭增益理论(Work-Family Enrichment Theory)、领导权变理论(Contingency Theory)为基础,构建了领导-部属交换、资源获取、负向情感特质和员工家庭贬损之间的关系模型。以成都市某银行的193名员工及员工配偶为样本对研究假设进行了实证性检验,研究结果表明:(1)领导-部属交换对员工家庭贬损具有负向的影响;(2)领导-部属交换对员工资源获取具有正向的影响;(3)员工资源获取对员工家庭贬损具有负向影响;(4)员工资源获取在领导-部属交换和家庭贬损之间起着完全中介的作用;(5)下属的负向情感特质越强,领导-部属交换对员工资源获取的直接影响以及对员工家庭贬损的间接影响就越强。  相似文献

This field investigation examined the effects of conscientiousness and self-leadership training on employee self-direction. Conscientiousness correlated significantly with supervisor evaluations of self-direction for employees working in a hotel/resort. Self-leadership training was then conducted for a group of the employees. Gain score analysis failed to detect an overall effect for training on self-direction. However, conscientiousness was found to moderate the effect of self-leadership training in that training group employees who initially scored low on conscientiousness improved their behavior more than their high conscientiousness coworkers. Implications of these findings for the practices of employee training and selection are discussed.  相似文献
