Interviews are commonly used for selection but research on interview faking only gained momentum relatively recently. We review both theoretical and empirical work on prevalence, antecedents, processes, and effects of interview faking. Most applicants fake at least to some degree. Personality (e.g., Conscientiousness, Honesty‐humility, the Dark Triad) and attitudes toward faking substantially correlate with faking behaviors. Research concerning applicants' ability, interview structure components, or contextual factors is limited. Furthermore, the impact of faking on interview ratings is mixed and effects on criterion‐related validity are not consistently negative. Finally, the detection of faking seems hardly possible and there are limited options available to reduce interview faking. Throughout our review, we describe important gaps and derive suggestions and propositions for future research.  相似文献

应聘者的印象管理行为在求职面试情境中是一种普遍现象,其目的旨在赢得面试考官的良好评价。应聘者印象管理行为包括有3类策略:获得性策略、保护性策略及非言语策略;同时,对应聘者印象管理行为的测量也要从印象管理策略的测量和印象管理风格的测量两个方面入手。另外,在整合已有文献的基础上,还从面试情境与应聘者印象管理行为、应聘者个性特质与印象管理策略使用、应聘者印象管理行为与面试结果及招聘者对应聘者印象管理识别等4个方面综述了应聘者印象管理研究的发展现状,并指出了现有研究存在的问题及未来研究的方向  相似文献

Job applications have long been a staple of the hiring process and online applications have rapidly become the new norm. The ability to examine applicant attrition—those who start the application but do not finish—and applicant quality are the two benefits of online applications. This study evaluates the effect of reducing application redundancy (not making applicants re‐enter information contained on their resumes) on applicant attrition and quality, with hypotheses derived from signaling theory and economics (cost/benefits). Results demonstrate that reducing redundancy leads to a reduction in applicant attrition across jobs, with the largest magnitude of change found in computer‐related jobs. This reduced attrition does not reduce applicant quality and some evidence suggests that applicant quality may even increase.  相似文献

Research on whether interviewees can improve their interview ratings through impression management (IM) relative to an honest condition has focused on highly structured interviews whereas traditional interviews have received little attention. Thus, this study aimed to determine how prone traditional compared to highly structured interviews are to effects of IM. Therefore, we conducted simulated selection interviews using a 2 × 2 within-subjects design. All participants went through a condition in which they were asked to present themselves as honestly as possible and a condition in which they were instructed to act like an applicant. Additionally, each interview contained eight traditional and eight structured questions. The differences in the usage of self-reported honest and deceptive IM between the honest and applicant conditions were comparable for both interview types. Furthermore, interview ratings were better in the applicant condition compared to the honest condition, and importantly, this improvement was larger for the traditional interview part compared to the structured interview part. Even though the larger performance improvement was not reflected in self-reported honest and deceptive IM, our results suggest that it is easier for applicants to intentionally improve their performance ratings in traditional interviews. Additionally, performance improvements correlated positively with applicants' ability to identify criteria.  相似文献

Faking has remained a major concern for organizations using self‐report personality measures for selection. Scholars recenlty developed a new middle‐warning faking‐mitigation procedure. The present replication study was the first field test in the United States using 193 applicants for an entry‐level position in a New York‐based consulting firm. Results replicated most of Fan et al.'s findings including (a) the middle‐warning significantly lowered fakers' personality scores over retesting, whereas the control message had little influence on nonfakers; (b) the above warning effect carried over to personality scales that were not retested; and (c) the persistent tendency of potential fakers rising to the top of personality score distribution was weakened. In addition, applicants' perceptions were not being negatively affected by the warning.  相似文献

Faking may affect hiring decisions in personnel selection. All the antecedents of faking are still not known. The present study investigates the association between applicants' reactions about the selection procedure and their tendency to fake. The subjects (N = 180) were real-life applicants for a fire and rescue personnel school. After completing the selection process, the applicants filled out a questionnaire about their test reactions (Chan, Schmitt, Sacco & DeSohon, 1998b) and a faking scale, the Balanced Inventory of Desirable Responding (Paulhus, 1991). The results based on Structural Equation Modelling (SEM) indicated that the more positive reactions applicant had about the selection procedure the more impression management they had. Previous research on interviewees’ ability to identify criteria (ATIC) found that interview performance is positively related to the degree to which interviewees identify the targeted performance criteria in a selection interview. Similarly, the use of self-promotion as an impression management tactic is also positively related to interview performance. The present study extended this research and used multilevel analyses to investigate whether intraindividual variation concerning identification of the performance criteria and the use of self-promotion is related to within-person performance fluctuations across interview questions. Furthermore, we also tested whether correct identification of the performance dimensions moderates the effects of self-promotion behaviour on interview performance. In a simulated selection interview, we found that ATIC and self-promotion were indeed positively related to interview performance on the between-person level (i.e., for the entire interview). However, no moderator effect was found. Furthermore, on the within-person level interviewees’ performance was better concerning questions for which they were better at identifying the performance criteria but worse concerning questions for which they used more self-promotion. Thus, identification of the targeted dimensions and self-promotion have diverging effects on the level of specific interview questions. Finally, we discuss implications for research and practice.  相似文献

Applicants may be willing to fake in job interviews with the aim of creating a positive impression. In two vignette‐based experiments, we examined if a competitive—versus noncompetitive—climate (Study 1) and hiring situation (Study 2) increased participants' willingness to fake. We also examined if Honesty–Humility and Competitive Worldviews moderated the relation between willingness to fake and how competitive participants believed they must be in order to secure the job. Results demonstrated that a competitive climate and hiring situation increased willingness to fake. Honesty–Humility and Competitive Worldviews were related to willingness to fake, but these relations did not change substantially at different levels of perceived need for competitiveness. Overall, results lend some theoretical support to propositions about applicant faking.  相似文献

To identify faking, bifactor models were applied to Big Five personality data in three studies of laboratory and applicant samples using within‐subjects designs. The models were applied to homogenous data sets from separate honest, instructed faking, applicant conditions, and to simulated applicant data sets containing random individual responses from honest and faking conditions. Factor scores from the general factor in a bifactor model were found to be most highly related to response condition in both types of data sets. Domain factor scores from the faking conditions were found less affected by faking in measurement of Big Five domains than summated scale scores across studies. We conclude that bifactor models are efficacious in assessing the Big Five domains while controlling for faking.  相似文献

The Sex‐linked Anxiety Coping Theory (SCT) suggests that anxiety should relate to performance more strongly for males than females. In Study 1, we examined how the theory applied to five interview anxiety dimensions (appearance anxiety, behavioral anxiety, communication anxiety, performance anxiety, and social anxiety) using actual job applicants. In general, females reported higher levels of each type of interview anxiety than did males. However, consistent with SCT, Overall Interview Anxiety, Appearance Anxiety, and Social Anxiety demonstrated stronger negative relations with interview performance for males than for females. Consistent with the SCT, in Study 2 we found that females had more effective coping orientations for job interviews than did males.  相似文献

Multiple frameworks and models postulate an effect of job interview preparation on faking. Two studies were conducted to examine if applicants’ interview preparation is correlated with higher faking. Besides analyzing the general extent of preparation, we also distinguished between different preparation categories. In Study 1 (N = 237), a presented preparation video led to higher intentions on image protection but did not increase overall faking intentions. Study 2 (N = 206) focused on past preparation and impression management (IM). The total time spent on preparation was positively correlated with faking. Applicants’ preparation via online videos and professional interview preparation was correlated with higher deceptive and honest IM. Preparation via online videos was additionally correlated with a higher perceived interview difficulty.  相似文献

ABSTRACT

We present a targeted review of recent developments and advances in digital selection procedures (DSPs) with particular attention to advances in internet-based techniques. By reviewing the emergence of DSPs in selection research and practice, we highlight five main categories of methods (online applications, online psychometric testing, digital interviews, gamified assessment and social media). We discuss the evidence base for each of these DSP groups, focusing on construct and criterion validity, and applicant reactions to their use in organizations. Based on the findings of our review, we present a critique of the evidence base for DSPs in industrial, work and organizational psychology and set out an agenda for advancing research. We identify pressing gaps in our understanding of DSPs, and ten key questions to be answered. Given that DSPs are likely to depart further from traditional non-digital selection procedures in the future, a theme in this agenda is the need to establish a distinct and specific literature on DSPs, and to do so at a pace that reflects the speed of the underlying technological advancement. In concluding, we, therefore, issue a call to action for selection researchers in work and organizational psychology to commence a new and rigorous multidisciplinary programme of scientific study of DSPs.  相似文献

This study describes the development and validation of the Privacy and Data Security Concerns Scale (PDSCS), designed to assess job applicants’ privacy and data security concerns. Validity evidence for the PDSCS was established with four steps including: item generation and content validation, item reduction, confirmatory factor analysis, and construct and criterion validity. Our findings supported the content and proposed factor structure of the nine‐item PDSCS. Specifically, the proposed three‐factor structure (with the subdimensions: Secure connection, inappropriate use of information, and mistrust in employer security practices) as well as a second‐order factor, (termed privacy and data security concerns) were confirmed. Additionally, evidence is presented for the criterion validity of the PDSCS and its subdimensions.  相似文献

Faking on personality assessments remains an unsolved issue, raising major concerns regarding their validity and fairness. Although there is a large body of quantitative research investigating the response process of faking on personality assessments, for both rating scales (RS) and multidimensional forced choice (MFC), only a few studies have yet qualitatively investigated the faking cognitions when responding to MFC in a high-stakes context (e.g., Sass et al., 2020). Yet, it could be argued that only when we have a process model that adequately describes the response decisions in high stakes, can we begin to extract valid and useful information from assessments. Thus, this qualitative study investigated the faking cognitions when responding to MFC personality assessment in a high-stakes context. Through cognitive interviews with N = 32 participants, we explored and identified factors influencing the test-takers' decisions regarding specific items and blocks, and factors influencing the willingness to engage in faking in general. Based on these findings, we propose a new response process model of faking forced-choice items, the Activate-Rank-Edit-Submit (A-R-E-S) model. We also make four recommendations for practice of high-stakes assessments using MFC.  相似文献

The purpose of this study was to examine the predictors of withdrawal from the job application process. To this end, this study used expectancy theory as its theoretical framework. Using data from 5,346 applicants to an entry-level military position in a large European military organization, results indicated that a positive change in job attraction, applicant emotional stability, and conscientiousness, and the amount of information and self-efficacy regarding selection procedures all had negative relationships with applicant withdrawal. The variables, which had a positive relationship with applicant withdrawal, included time interval after the application and perceptions of alternative employment opportunities. In addition, self-reported reasons for withdrawal were also examined, which included scheduling conflicts, problems with completing the application documents, and losing interest in the job. Both theoretical and practical implications of the findings are discussed.  相似文献

Despite the increasing popularity of AI-supported selection tools, knowledge about the actions that can be taken by organizations to increase AI acceptance is still in its infancy, even though multiple studies point out that applicants react negatively to the implementation of AI-supported selection tools. Therefore, this study investigates ways to alter applicant reactions to AI-supported selection. Using a scenario-based between-subject design with participants from the working population (N = 200), we varied the information provided by the organization about the reasons for using an AI-supported selection process (no additional information vs. written information vs. video information) in comparison to a human selection process. Results show that the use of AI without information and with written information decreased perceived fairness, personableness perception, and increased emotional creepiness. In turn, perceived fairness, personableness perceptions, and emotional creepiness mediated the association between an AI-supported selection process, organizational attractiveness, and the intention to further proceed with the selection process. Moreover, results did not differ for applicants who were provided video explanations of the benefits of AI-supported selection tools and those who participated in an actual human selection process. Important implications for research and practice are discussed.  相似文献
