Past research has largely ignored the role of contextual factors in the relationships between supervisory mentoring and individual and organizational outcomes. In order to fill this void, we investigate how job scope and career and development opportunities, two critical contextual factors, moderate the supervisory mentoring-affective commitment-turnover links. Integrating social exchange theory with insights from situational approaches to leadership, we hypothesized that (a) job scope would interact with supervisory mentoring in predicting affective commitment and (b) career and development opportunities would interact with affective commitment in predicting turnover such that the conditional effects of supervisory mentoring on turnover would be stronger at high levels of these contextual moderators. Results of a study conducted with a sample of 228 business alumni, using 15-month voluntary turnover as outcome, supported our predictions. We discuss the implications of these findings for mentoring research and practice.  相似文献

Military culture is a unique subset of the United States, complete with its own language, writing style, norms, membership, rank structure, values, and laws (Harmon, 2007 ). Using contextual theory for career counseling, counselor educators can assist counselors‐in‐training in understanding the effects of the military environment on clients who are military veterans. This study aimed to investigate whether career competencies could enhance an employee's subjective career success in terms of perceived employability and work–home balance via job crafting behaviors. Based on Job Demands‐Resources (JD‐R) Theory, we examined a potential motivational process in which career competencies, as a personal resource, would enhance career success through expansive job crafting. The results showed that job crafting mediated the positive relationship between career competencies and both internal and external perceived employability. In addition, job crafting mediated the positive relationship between career competencies and work–home enrichment. We expected a negative association between job crafting and work–home interference, yet our results indicated that career competencies are indirectly and positively related to work–home interference via job crafting. With our findings, we add to JD‐R Theory by (1) showing that career competencies may be considered a personal resource, (2) empirically examining the role of job crafting in motivational processes, and (3) showing that enhanced subjective career success can be an outcome of motivational processes. Organisations may use these findings to implement developmental HR practices aimed at increasing career competencies and job crafting.  相似文献

The present longitudinal field study investigated the antecedents and consequences of an actual career change. The framework for this study was Rhodes and Doering's (1983) model of career change. We examined the effect of individual and organisational characteristics on career change behaviour. The individual characteristics were: traits (Openness to Experience, Extraversion, Conscientiousness and general self-efficacy), demographic factors (age, gender, marital status, and children), human capital (education level and occupational tenure), job satisfaction, job search activity and intentions to leave; and organisational factors (job security and salary). The findings showed that a range of individual characteristics were associated with career change including, Openness to Experience, Extraversion, gender, age, educational level, and occupation tenure. However, job security was the only organisational factor related to career change. One year after career change, individuals reported higher job satisfaction, improved job security and a reduction in the number of hours worked.  相似文献

This study investigated how people's beliefs regarding their vocational abilities (i.e., career decision self‐efficacy) are associated with their perceived academic control, self‐liking, and self‐competence. It also assessed the relevance of these 4 types of self‐beliefs for personal job optimism among 268 Croatian college students. Results indicated that participants' career decision self‐efficacy and perceptions of their chances of finding jobs nationwide were significant predictors of personal job optimism. Furthermore, the influences of self‐competence and perceived academic control on personal job optimism were mediated by career decision self‐efficacy. These results extend previous research and may be informative for vocational guidance interventions.  相似文献

This longitudinal panel study investigated the interactive effect of work‐group membership stability and time on survivors' reactions to organizational downsizing. The participants were 159 nonmanagement employees of a federal government department. Survivors in moderate‐change work groups did not react more negatively to the downsizing. In fact, they reported a significant increase in job satisfaction, job security, job performance, and employee morale. Survivors who changed to different work groups expressed the least positive attitudes in the initial phase of the downsizing, but the most positive attitudes at the completion of the downsizing. Work‐group membership (in)stability was more likely to affect survivors' reactions to various aspects of their job over time than factors related to the work group itself.  相似文献

This study examined the relationships between stressful circumstances and self-reported teaching practices among 223 elementary teachers. Nine factors were identified as time control, relationships, curriculum concerns, students' motivation, career advancement, class size, role conflict, interference, and job security. The four stress reaction factors identified were burnout, reduction in work load, tolerance, and disengagement.  相似文献

This study explored the relationship between personal factors and job retention in a South African financial services sector setting. A non-probability purposive sample of employees (n = 383; females = 57%, black = 42%) of two financial institutions were participants (age range = 25 to 65; middle management = 34%). The employees reported on their self-esteem, employability attributes, and job retention factors. The data were analysed to predict job retention factors from the personal factors of self-esteem and employability. The results indicate overall self-esteem, employability attributes, and age to significantly and positively predict job retention factors of employees within the financial services industry. The self-esteem psychological aspects of general self-esteem, social self-esteem, and personal self-esteem, uniquely predicted job retention factors. Additionally, the employability attributes of career self-management, cultural competence, self-efficacy career resilience, sociability, entrepreneurial orientation, proactivity, and emotional literacy uniquely predicted job retention factors.  相似文献

This study examined age discrimination in between‐ vs. within‐career job transitions. We expected that older workers transitioning into a new field would experience greater age discrimination than those who change jobs within the same field, particularly when amount of prior job experience is not made salient, and particularly when decision‐makers were highly prejudiced. Results suggested that younger job applicants received higher suitability ratings than older job applicants, and job applicants making a within‐career transition were rated higher than those making a between‐career transition. As hypothesized, older job applicants making between‐career transitions would receive the lowest ratings of suitability for hire when no information regarding experience was presented, and when decision‐makers were highly prejudiced. Implications for the aging workforce are discussed.  相似文献

Promotions in organizations traditionally have represented the principal measure of career success, and they tend to be based on evaluations or judgments of employees' promotability made by supervisors. Yet theory and research on the antecedents of promotability judgments have presented an inconsistent and ambiguous picture of just what factors are best predictive of such evaluations. In the present investigation, longitudinal data obtained from supervisors of professional employees were used to rigorously test the relative influence of task and contextual performance on judgments of promotability. Results indicate that task and contextual performance not only explain unique variance in judgments of promotability but also interact, such that subordinates who excel in task performance and in the job dedication aspect of contextual performance are judged more suitable for promotion than subordinates who excel in one but not in the other. Implications of results are discussed and future research directions are offered.  相似文献

This analysis of chronically unemployed job seekers after they completed a comprehensive job skills training program reveals dynamic interpersonal and intrapersonal characteristics that have an impact on job‐finding success. Of primary interest in this study was the relationship between R. B. Cattell's (1988) second‐order personality factors and participants' employment status 3 years after they graduated from the job skills program. Furthermore, U.S. Department of Labor worker trait classifications, such as aptitude, academic achievement, work history, and Holland's hexagonal definitions of career interest were also analyzed (United States Employment Service, 1972). Relatively robust correlations between job holding status and 2 of the second‐order personality factors on Cattell's Sixteen Personality Factor Questionnaire were illuminated: Independence and Objectivity.  相似文献

The study of voluntary job mobility has traditionally focused on how the present context and individual factors either support or constrain choice of blue and white collar workers. Less attention has been devoted to the relationships among career success, embeddedness, and mobility of early career professionals. How do past career success and job mobility affect job embeddedness, subsequent career success, and future mobility within and between organizations and occupations? Each of these constructs is often studied as a dependent variable, yet the relationships among them, over time, are rarely examined. We explore the effects of past objective career actions (promotions, % salary change, and job mobility) on current job embeddedness and subjective career success, and on job, organizational, and occupational mobility one year later. Results support the positive influence of past promotions, % salary change, and current job embeddedness on subjective career success, and a negative influence for past promotions, job embeddedness, and subjective career success on mobility one year later as people began to ‘settle in’. We also observed small positive relationships of past promotions and % salary change with job embeddedness, and of past job mobility with future mobility — indicating that objective career success contributes to embeddedness, yet those that move more often tend to keep doing so. There were no differences or interaction effects based on gender or years of work experience. We found significantly stronger negative relationships of embeddedness and subjective career success with mobility between occupations than for mobility within organizations. However, the same pattern of findings was observed for job, organization, and occupational mobility.  相似文献

The present research examined the influence of self‐regulated decision making on satisfaction in career path (college major for Study 1, job for Study 2) and major‐related career choice. Results indicate a full mediating effect of fit in the relationship between self‐regulated decision making and satisfaction in career path. Self‐regulated decision making also influenced major–job congruence via satisfaction with a participant's college major. Findings suggest that individuals who possess self‐regulatory ability in decision‐making contexts were more likely to choose majors and jobs of good fit, experience satisfaction from their career decisions, and choose careers relevant to their college majors.  相似文献

Links between family social background, teenage career aspirations, educational performance and adult social status attainment are well documented. Using a contextual developmental framework, this article extends previous research by examining the role of gender and teenage ambition value in shaping social status attainment and earnings in adulthood. Drawing on data from an 18-year British follow up study we tested a path model linking family background factors (such as family social status and parental aspirations) and individual agency factors in adolescence (in particular, career aspirations and ambition value) to social status attainment and earnings in adulthood. The findings suggest that ambition value is linked to adult earnings. That is, young people for whom it is important to get on in their job earn more money in adulthood than their less ambitious peers. The findings also confirm that teenage career aspirations are linked to adult social status attainment, and suggest that family background factors, teenage career aspirations and ambition value interact to influence social status attainment and earnings in adulthood. The research goal was to identify potential “contextual” predictors of job performance for military officers. Exploratory factor analysis of job component ratings by military officers (n = 105) in the Irish Defence Forces revealed two “contextual” and two task-related factors. There were no differences in the extent to which contextual job components were a part of the jobs across four military units, but for one contextual factor, contextual components were a significant part of some jobs. Other research shows contextual components increment validity beyond both g and task-related job components. In this first reported study using a sample of military officers to examine contextual job behaviors, the findings suggest contextual components may also increment validity in officer selection models.  相似文献

Works councillors are elected representatives of employees in German companies. It is their job to protect and bargain the interests of the employees with the company. We investigated the impact of 558 works councillors' individual political skill on their career success, where career ascendancy is based on success in upward elections and not on appointments by supervisors. The participants were from core German industries mostly working in large companies. We found that the stronger works councillors' political skill the more successful they were in their career still after controlling for sex, age, and union membership. Implications and limitations of the study and consequences for future research are discussed.  相似文献

Differences in job orientation between black and white male and female business college graduates were examined. Significant race differences were found on 10 of 25 job characteristics, with blacks rating 9 of these more important than whites. Significant race by sex interactions exist on four characteristics, while sex differences were found on nine. Factor analysis indicates that blacks value long-range career objectives and structure considerably more than do whites, while their preference for intrinsic and extrinsic factors was less pronounced. Methods by which organizations can satisfy the greater importance placed on many job characteristics by blacks are explored.  相似文献

A questionnaire survey of female and male Ph.D's was undertaken to examine sex differences in job seeking, job attainment, and factors influencing career advancement. Women and men held generally similar values with respect to home life and a career, but women rated both home and career values somewhat more highly than men. Women also reported more conflicts in pursuing a career. Although job quality did not differ by sex, job seeking patterns of women and men differed: men sought more jobs and obtained more offers. The difference in job seeking patterns combined with the somewhat greater reported job conflicts indicates that these women overcame obstacles in the way of their career advancements. Possible explanations are explored.  相似文献
