The purpose of this study was to examine the predictors of withdrawal from the job application process. To this end, this study used expectancy theory as its theoretical framework. Using data from 5,346 applicants to an entry-level military position in a large European military organization, results indicated that a positive change in job attraction, applicant emotional stability, and conscientiousness, and the amount of information and self-efficacy regarding selection procedures all had negative relationships with applicant withdrawal. The variables, which had a positive relationship with applicant withdrawal, included time interval after the application and perceptions of alternative employment opportunities. In addition, self-reported reasons for withdrawal were also examined, which included scheduling conflicts, problems with completing the application documents, and losing interest in the job. Both theoretical and practical implications of the findings are discussed.  相似文献

Individuals vary in how they perceive cognitive ability tests; thus, it is useful for organizations to consider how individual differences influence applicant perceptions of selection tools. The present study examined the influence of implicit theories of ability and locus of control on perceptions of face validity and predictive validity for two cognitive ability tests. Relationships between perceptions and test experience, job‐relevant experience, and job familiarity were also examined. Interactions between implicit theories and self‐assessed performance in predicting perceptions were found, although not of the form hypothesized. Furthermore, job familiarity and prior success in selection contexts were related to perceptions. Finally, sample type interacted with test type to influence perceptions. Implications for selection system design and research on applicant perceptions are discussed.  相似文献

Although most studies of criterion-related validity focus on univariate relationships, the complex and multidimensional nature of the performance construct and the widespread use of multiple selection devices argue in favor of multivariate frameworks for evaluating validity. Using a Monte Carlo simulation we estimated the validity of general cognitive ability tests and personality tests in predicting "job performance," where performance is conceptualized as a composite of multiple performance measures (i.e., individual job task performance and organizational citizenship behaviors). The validity of a selection battery varies substantially as a function of the relative weight given to both predictors and criteria; the 95% confidence interval for validities ranged from .20 to .78. The effective weights given to performance dimensions accounted for 34% of the variance in selection battery validities; depending on precisely how "performance" is defined, the same test battery can have relatively high or relatively low levels of validity. Our model suggests that the way an organization defines job performance is a source of true and important variability in validities, and that the validity of selection tests for predicting complex performance criteria may show considerably less generalizability that current metaanalysis of univariate validities would suggest.  相似文献

Interactive multimedia simulations are conceptually distinct from other simulations commonly used as selection tools, such as assessment centers and situational judgment tests, and represent a potentially cost‐effective and job‐related candidate assessment tool. This study investigated the predictive validity of these simulations with a combined sample of call center employees from two organizations. Results indicate that customized interactive multimedia simulations demonstrate substantial criterion‐related validity and significant incremental validity over other noncognitive measures such as biodata and personality.  相似文献

Abstract:

The present study empirically examined the argument that a referent climate for creative productivity would be more useful than an omnibus measure of climate for assessing the creative norms in a specific work context. A 39‐item Climate for Creative Productivity Index (CCPI) was developed to test Amabile's theory of situational factors having an impact on creativity in an organization. Questionnaire and archival data from employees of a military organization were analyzed. Results suggested that climate for creative productivity was related to criteria of effectiveness (convergent validity). In addition, the CCPI accounted for variance in our measures not captured by job satisfaction (discriminant validity).  相似文献

Drawing on a social cognitive theory perspective, we contend that an employee's trust in oneself, or self‐efficacy, will interact with the individual's trust in the system, or trust in organization, to predict job attitudes and behaviours. Specifically, we expected that self‐efficacy would have stronger effects on job attitudes (job satisfaction and turnover intentions) and behaviours (task performance and organizational citizenship behaviours) to the degree to which employees perceive high levels of trust in organization. Using data collected from 300 employees and their respective supervisors at a manufacturing organization in Turkey across three waves, we found that self‐efficacy had more positive effects on job satisfaction, task performance, and citizenship behaviours when trust in organization was high. Interestingly, self‐efficacy had a positive effect on turnover intentions when trust in organization was low, indicating that high trust in organization buffered the effects of self‐efficacy on intentions to leave. The results suggest that the motivational value of trust in oneself is stronger to the degree to which employees also have high trust in the system, whereas low trust in system neutralizes the motivational benefits of self‐efficacy.

Practitioner points

  • Practicing managers should not only invest in increasing self‐efficacy of their employees, but also invest in building trust to improve employees’ attitudes, behaviours, and performance. This is because when employee trust in organization is high, employee self‐efficacy has greater potential to have a positive influence over job satisfaction, task performance, and organizational citizenship behaviours.
  • Self‐efficacy may actually increase an employee's desire to leave the organization when organizational conditions are unfavourable, such as in the case of low trust in the organization. Practicing managers should be aware that employees who have high levels of confidence may be at higher risk of turnover when they are unhappy with the organization.

Purpose  To investigate the relationship between trust in the organization and employees’ exchange beliefs (i.e., exchange ideology) and both psychological attachment and role definitions. Design/Methodology/Approach  A field study based on data from 204 line and supervisory employees examined the relationships between the predictors and work role boundaries. Two important mechanisms, psychological attachment (organizational commitment) and job satisfaction were examined as mediator and moderator, respectively, to the relationship between trust and exchange ideology and role definitions. Findings  Results indicate that both relation- and exchange-based variables predict enlarged roles (i.e., employees’ perceived organizational citizenship behaviors as in-role). Additionally, organizational commitment mediated the relationship between the predictor and the outcome. Job satisfaction moderated the relationship between trust and role definition. Implications  Work role boundaries are important in the contemporary workplace, where employees are oftentimes required to enlarge their behavioral set. We provide evidence for the importance of managing the relationship with the organization (through high levels of trust) and making sure employees construe their exchanges with the organization as more open. Such knowledge may help design interventions to increase employee trust, and select employees with favorable exchange ideologies. Originality/Value  This is one of the first studies examining both relationship- and exchange-based variables as predictors of role definitions, and clarifies possible mechanisms (mediation through psychological attachment) and the role of job satisfaction as moderator.  相似文献

Manufacturing applicants' perceptions of two selection devices were examined. In Study 1, applicants ( n = 3,984) completed cognitive ability tests and a survey of reactions. In Study 2, a subset of applicants from Study 1 ( n = 194) participated in an assessment center and completed the survey. Applicants reacted favorably to the procedures but viewed the assessment center as more face valid than the cognitive tests. Applicants who perceived the selection techniques more favorably were also more satisfied with the selection process, the job, and the organization. Although applicants' perceptions of the procedures were related to job acceptance intentions, applicants' liking of the job and organization explained the largest unique variance. In future studies, applicants' job acceptance intentions and attitudes toward the job and organization should be assessed before and after administration of selection devices; not controlling for prior impressions resulted in overestimation of the contribution of applicants' perceptions of selection procedures.  相似文献

Using a policy‐capturing methodology, the current study examines if and to what extent individuals utilize selection process information contained in job ads in making evaluations of organizational attractiveness and decisions to apply. Results show both indirect and direct evidence that individuals do attend to and use these cues when presented in job ads in making initial job‐pursuit evaluations. Additionally, the results are consistent with a model derived from the organizational justice literature suggesting that perceptions of selection procedures' measurement accuracy may drive the observed effects. Specifically, ratings of organizational attractiveness and intentions to apply were significantly associated with perceptions of a given selection method's assessment accuracy for those ads that specified its use. Policy‐capturing results also show direct evidence that participants attend to and rely on selection process information in job ads to make job‐pursuit evaluations, and that perceptions of measurement accuracy are related to the degree to which, and how those cues are utilized. In the social context of job engagement, the role of trust in supervisor in predicting engagement of employees has received attention in research. Very limited research, however, has investigated the mechanisms mediating this dynamic relationship. To address this important gap in knowledge, the aim of this study was to examine psychological safety and felt obligation as two psychological mechanisms mediating the effect of trust in supervisor on job engagement. Drawing from job engagement and social exchange theories, the mediating roles of psychological safety and felt obligation in the trust-engagement relationship were empirically investigated in the Malaysian context. Using self-report questionnaires, data were collected from 337 nurses employed in a public hospital located near Kuala Lumpur, Malaysia. Results fully supported the proposed serial multiple mediator model. Trust in supervisor was indirectly related to job engagement via psychological safety followed by felt obligation. This study provides empirical evidence that trust in supervisor makes employees feel psychologically safe to employ and express their selves in their job roles. This satisfaction of the psychological safety need is interpreted by employees as an important socioemotional benefit that, in turn, makes them feel obligated to pay back to their organization through their enhanced level of job engagement. Implications for theory and practice were discussed.  相似文献

This paper presents an initial test and validation of a model of healthy work organization. A questionnaire based on the proposed model was completed by 1,130 employees of a national retailer. The instrument measured 29 first‐order constructs underlying the six higher‐order domains of the model. The overall model fit and relationships among the second‐order factors were examined using AMOS structural equation‐modelling procedures. The structural analyses presented here support the proposed model. An acceptable overall fit was demonstrated, and all second‐order, and second‐ to first‐order, relationships were significant. Employees' perceptions of their organization affect their perception of the climate, which impacts the way people relate to their job and see their future in the organization, ultimately impacting their work adjustment, health and well‐being. Providing job control to employees has been used to improve employee creativity in many organizations. However, the underlying psychological mechanism between job control and employee creativity has not been sufficiently examined. Whether the mechanism is consistent among different individuals rarely has been studied. Drawing on social cognitive theory and regulatory focus theory, we propose a moderated mediation model to investigate the relationship between job control and employee creativity as well as the mechanism and boundary condition of this relationship. We test our model using survey data from 182 supervisor–subordinate dyads collected from China. The results reveal that job control is positively related to employee creativity via creative self‐efficacy. A promotion focus moderates the indirect effect of job control on employee creativity via creative self‐efficacy such that the positive relationship between job control and creative self‐efficacy is stronger among high promotion focus employees, but a prevention focus does not moderate the relationship. Theoretical and practical implications are discussed in this study.  相似文献

This paper integrates recent meta‐analytical findings regarding group differences in job‐ and educational‐related criteria and cognitive ability measures used as predictors in personnel selection and selection to higher education institutions. The findings suggest that cognitive ability measures reveal much higher group differences than the corresponding between‐group differences in job‐ and educational‐related criteria. One possible explanation for these differential gaps is that cognitive ability measures are objective and standardized while the typical measures used as job‐ and‐educational related criteria are non‐standardized subjective evaluations of job performance and academic achievement. While these findings are consistent with unbiased prediction or over‐prediction for lower scoring groups, they imply that selection is biased against them. The author examined the role of narratives used by unemployed, underemployed, and displaced workers seeking job training assistance through a government‐funded One‐Stop Career Center. Interviews with employees of a One‐Stop Career Center provided insight on client rate of disclosure of personal narratives and how client narratives are used to facilitate the job search process. Specifically, data from the interviews suggest that narratives give career center employees insight on job seekers' background, barriers, and reemployment mind‐set. Furthermore, the act of listening was seen as legitimizing job seekers' experiences. Implications of the findings are discussed.  相似文献

In high-stakes selection among candidates with considerable domain-specific knowledge and experience, investigations of whether high-fidelity simulations (assessment centers; ACs) have incremental validity over low-fidelity simulations (situational judgment tests; SJTs) are lacking. Therefore, this article integrates research on the validity of knowledge tests, low-fidelity simulations, and high-fidelity simulations in advanced-level high-stakes settings. A model and hypotheses of how these 3 predictors work in combination to predict job performance were developed. In a sample of 196 applicants, all 3 predictors were significantly related to job performance. Both the SJT and the AC had incremental validity over the knowledge test. Moreover, the AC had incremental validity over the SJT. Model tests showed that the SJT fully mediated the effects of declarative knowledge on job performance, whereas the AC partially mediated the effects of the SJT.  相似文献

This longitudinal field study examined the relationship between perceived person–job (PJ) and person–organization (PO) fit and organizational attraction, intentions to accept a job offer, and actual job offer decision. Data were collected from 193 graduate applicants prior to the selection process, during the selection process, at the end of the selection process, and after job acceptance decision. The findings showed support for the hypothesis that perceptions of PJ and PO fit influenced attraction at different stages of selection. The second hypothesis that the relationship between perceptions of PJ and PO fit and intentions to accept a job offer are mediated by organizational attraction was partially supported. Mid‐selection, the relationship between PJ fit perceptions and intentions to accept a job offer was mediated by organizational attraction; in contrast, at the end of the selection process, there was a direct relationship between PJ fit perceptions and intentions. PO fit perceptions were unrelated to intentions to accept a job offer. PJ and PO fit perceptions (before and during the selection process) were unrelated to actual job acceptance decision. These findings highlight the importance of ensuring that applicants have sufficient information about the job during the recruitment and selection process.  相似文献

Drawing on the Conservation of Resources Theory by Hobfoll, we examined the relationships between abusive supervision, job insecurity, locus of control, and employees’ innovative behavior. Using self‐reported data collected from employees among four enterprises in China (N = 641), we found that abusive supervision was positively correlated with job insecurity. In contrast, both job insecurity and abusive supervision were negatively correlated with employees’ innovative behavior, with the impact of abusive supervision on innovative behavior being mediated by its effect on job insecurity. Having an external locus of control that served as a buffering factor for employees, mitigating the relationship between abusive supervision and job insecurity. These findings complement the existing research on the impacts of abusive leadership, providing practical information for enterprises on how to enhance levels of innovation and vitality among employees.  相似文献

Two studies were conducted to investigate the predicted effect of empowerment on employees' job knowledge. Study 1 developed a measure of job knowledge, based on knowledge elicitation techniques, for use in work settings. Study 2 used that measure to examine change in employee knowledge following an empowerment initiative. Findings showed a substantial increase in job knowledge, particularly among less experienced employees. Improvements were also recorded for employee self‐confidence and strain, but not for motivation or job satisfaction. The wider theoretical and practical implications are discussed.  相似文献

This study investigates the relationship between organizational citizenship behavior (OCB) and employee intention to leave the organization and current job using a sample of French employees. A survey was sent to 1,200 alumni of a business school in France. Participation in the study was voluntary. The participants were 355 working adults with French citizenship. This paper provides several interesting findings. While no relationship was found between altruism and intention to leave both the organization and the current job, sportsmanship, civic virtue and helping others emerged as the strongest predictors of intention to leave the organization and intention to leave the current job.
