ABSTRACT

This paper takes a process perspective in exploring the influence of social interaction on the dynamics of psychological contracting throughout organizational change. Although social interaction is a key focus in social exchange theory, this aspect is largely overlooked in the current psychological contract literature. In this qualitative study, we adopt a retrospective design, asking change recipients to recollect events over time in the context of digital transformation in Dutch travel organizations. Our data reveal a sequence of different kinds of social interactions over the course of a change process, from collective-focused interactions (i.e., kindness and sharing) in stable contracts to transactional interactions (i.e., “what is in it for me”) following psychological contract disruption, to relational interactions (i.e., vigilance about equity in social exchange) in psychological contract repair, and to a final return to resonance and alignment with others and a return to psychological contract maintenance. Our results suggest that social interactions play a more potent role in the dynamics of psychological contracting than is currently recognized in the literature. Finally, we discuss a number of implications for dynamic models of psychological contracting.  相似文献

ABSTRACT

This paper explores contested notions of the purpose of education and careers work. The research for the paper examines public sector employee reactions to notion of a psychological contract breach, when cuts in funding put their jobs and careers at risk. It argues that, in this environment, the search for career fulfilment can be marked by feelings of cruel optimism, wicked problems and broken expectations. The findings are then used to present the case for further research, firstly, to address the notion of possible selves, as individuals explore alternative identity affirming career opportunities; and secondly, the impact of changes in public policy on the processes of psychological contracting between students and staff in further and higher education.  相似文献

Research on the impact of job insecurity for temporary employees has been largely exploratory and atheoretical in nature. This paper addresses this issue by considering the role of job insecurity on job satisfaction, organizational commitment, life satisfaction, and self‐rated performance among permanent employees (N = 396) as compared with temporary ones (N = 148). Hypotheses are formulated using the tradition of transactional versus relational psychological contract types. Psychological contract theory assumes (1) that job insecurity effects are due to a violation of the relational psychological contract, and (2) that permanents as compared with temporaries engage more in relational psychological contracting. As a result, job insecurity is expected to be problematic in terms of outcomes for permanents, but not for temporaries. Results validate the assumptions made in psychological contract theory. Furthermore, job insecurity proved problematic for permanents but not for temporaries when job satisfaction and organizational commitment are concerned. No such differential effects are observed for life satisfaction and self‐rated performance. Implications for future research are discussed.  相似文献

Abstract

The psychological contract is currently a popular concept. It has been used in several recent analyses of individuals' careers. However, there are a number of unresolved conceptual and empirical issues surrounding the psychological contract. These are described and discussed. The main issues concern the extent to which the psychological contract between employee and employer is mutual, the importance or otherwise of the promissory element, the distinction between transactional and relational contracts, and the detection of, and response to, contract violation. It is concluded that the psychological contract is probably a valuable concept, but that it needs more careful definition and more rigorous empirical testing.  相似文献

Abstract

Most contemporary theorists are in agreement that human resource management (HRM) has a special role to play in affecting the direction of organizational philosophy at the enterprise strategy level. Accordingly, the suggestion is made in this paper that HRM should spearhead the introduction of stakeholder management strategy concepts into organizational thinking and practices. Stakeholder management strategy can be defined as matching the organization's ‘values’ to the ‘values’ of its stakeholders and maximizing, over the long term, the net (social and economic) value added to society. The paper argues that HRM is potentially the best equipped, and strategically the best positioned, to anticipate, monitor and co-ordinate the effects of corporate policy on stakeholders' interests. It may thus serve as a major vehicle for mobilizing and maintaining the support of groups and individuals in the organization's internal and external environment who are parties to the social contract that legitimizes its continued existence and development.  相似文献

ABSTRACT

Research on psychological contracts has made significant contributions to theoretically advancing our understanding of the employee-employer exchange relationship and its implications for organizational practice. However, the predominant emphasis of this empirical research has been on the individual level of analysis and in the process does not give sufficient attention to contextual influences. Teams have become a common feature in organizations today and provide a proximal context through which to understand how teams affect individuals’ evaluation of their psychological contract. Based on the macrosociological perspective of social exchange theory as well as theories on the role of social influence in psychological contract evaluations, we examine how shared individual psychological contract fulfilment (PCF) shapes the relationship between individual PCF and outcomes (employee’s own contributions and contextual performance) at the individual level as well as the predictors (group POS) and consequences (average employee contributions and average contextual performance) of shared individual PCF at the team level. Our findings from three studies, representing a total sample of 995 employees and 170 teams, provide support for the study hypotheses. This paper contributes to the psychological contract literature by conceptually and empirically addressing the role of a team context (shared individual PCF) and its impact on individual- and team-level relationships.  相似文献

通过整群取样法对全国14个省市36所职业院校共1237名专职或兼职专业教师进行测查,探讨心理契约履行对教师职业倦怠的影响作用机制,即情感承诺在其中的中介作用,以及职称对上述关系的调节效应。结果表明:(1)情感承诺在心理契约履行对职业倦怠的影响关系中起了部分中介作用;(2)教师职称对心理契约履行对职业倦怠的影响作用具有调节效果;使用总效应调节模型对情感承诺在心理契约履行对教师职业倦怠的中介效应及教师职称的调节作用进行综合性分析,发现教师职称主要在第一阶段,即心理契约履行对情感承诺的影响作用上调节效果显著。当教师的职称较低时,上述关系及效应也越强。  相似文献

ABSTRACT

The psychological contract is a multi-faceted construct and, with the rise of gig work, increasingly the contract extends beyond the conventional employer-employee relationship to encompass multi-party exchanges. Against this backdrop, the question of what should be measured when assessing the contract and how it should be elicited remains a significant issue for scholars. We argue that the potential of psychological contract theory as an explanatory lens in understanding contemporary multi-party working relationships is constrained by two key limitations inherent in conventional measurement approaches. Firstly, such approaches have favoured singular rather than multiparty perspectives, and secondly, they have broadly accorded equal weight and significance to the content dimensions unearthed, despite the fact that they may differ markedly in how they are understood by each party to the employment relationship. In order to remedy these shortcomings, we make the case for adopting repertory grid technique as a methodological framework to address measurement limitations and to more rigorously assess the content of the complex multi-party psychological contract.  相似文献

This paper describes the process of treatment contracting in a long-term group with alcoholic outpatients — relating the contracting process to the dynamics of the group and to the total treatment context. The material presented highlights the ways in which the contracting process (in particular, grappling with the issue of who should set the terms of the contract) may serve as a model for helping group members better understand and cope with problems in assertiueness and limit setting.  相似文献

ABSTRACT

Background and Objectives: Research demonstrates that the experience of cancer invariably violates patients’ meaning structures, prompting them to use coping strategies to alleviate stress and enhance well-being. The current study aimed to examine the mediating effects of coping strategies in the relationship between global and situational meaning and psychological well-being in gastric cancer patients.

Design and Method: One hundred eighty-seven patients (96 women and 91 men) with gastric cancer completed questionnaires measuring meaning in life, changes of beliefs and goals, coping, and psychological well-being. Participants were between 27 and 82 years of age. They were diagnosed with gastric cancer from 1 to 3.2 years ago. Using Structural Equation Modeling, both the direct and indirect associations between meaning structures, coping, and psychological well-being were examined.

Results: Meaning in life exerted significant indirect effects on psychological well-being through three coping strategies: problem-, emotion-, and meaning-focused. The relationship between changes of beliefs and goals and psychological well-being was also mediated by coping.

Conclusions: Findings suggest that coping strategies are mediators in the relationship between global and situational meaning and psychological well-being. They also provide empirical evidence that in severe cancer-related stress conditions both meaning structures and coping strategies influence patients’ psychological well-being.  相似文献

ABSTRACT

The psychological contract refers to the implicit and subjective beliefs regarding a reciprocal exchange agreement, predominantly examined between employees and employers. While contemporary contract research is investigating a wider range of exchanges employees may hold, such as with team members and clients, it remains silent on a rapidly emerging form of workplace relationship: employees’ increasing engagement with technically, socially, and emotionally sophisticated forms of artificially intelligent (AI) technologies. In this paper we examine social robots (also termed humanoid robots) as likely future psychological contract partners for human employees, given these entities transform notions of workplace technology from being a tool to being an active partner. We first overview the increasing role of robots in the workplace, particularly through the advent of sociable AI, and synthesize the literature on human–robot interaction. We then develop an account of a human-social robot psychological contract and zoom in on the implications of this exchange for the enactment of reciprocity. Given the future-focused nature of our work we utilize a thought experiment, a commonly used form of conceptual and mental model reasoning, to expand on our theorizing. We then outline potential implications of human-social robot psychological contracts and offer a range of pathways for future research.  相似文献

Abstract

This study adopted a process-oriented approach to explore the mediating and moderating mechanisms surrounding the association between surface acting at work and sleep quality. Drawing on the stressor-detachment and transactional stress models, the current study proposed a moderated mediation model to examine whether surface acting would be associated indirectly with employee insomnia via lack of psychological detachment, and whether this indirect linkage is moderated by dispositional mindfulness. The study was conducted among 516 full-time employed hospital nurses in China over a one-year period. Results revealed that suppressed negative emotions, but not faked positive emotions, had a significant influence on employee insomnia over time, and lack of psychological detachment mediated the effect of suppressing negative emotions on insomnia. Tests of moderated mediation indicated that the mediated path was weaker for employees with higher levels of dispositional mindfulness. These findings advance our understanding of how and when surface acting negatively influences employee sleep, as well as point to implications for individual and organizational interventions.  相似文献

Objective: Mindfulness is the process of actively making new distinctions, rather than relying on habitual or automatic categorisations from the past. Mindfulness has been positively associated with physical well-being, better recovery rates from disease or infections, pain reduction and overall quality of life (QOL). Amyotrophic lateral sclerosis (ALS) is a rare, progressive and fatal neurodegenerative disease, clinically characterised by progressively increasing weakness leading to death, usually within five years. There is presently no cure for ALS, and it is considered one of the most genetically and biologically driven illnesses. Thus far, the aims of psychological studies on ALS have focused on understanding patient – and, to a lesser extent, caregiver – QOL and psychological well-being. No previous study has investigated the influence of psychological factors on ALS.

Methods: A sample of 197 subjects with ALS were recruited and assessed online twice, with a duration of four months between the two assessments. Assessments included measurements of trait mindfulness, physical impairment, QOL, anxiety and depression. The influence of mindfulness as predictor of changes in physical impairments was evaluated with a mixed-effects model.

Results: Mindfulness positively influenced the change of physical symptoms. Subjects with higher mindfulness experienced a slower progression of the disease after four months. Moreover, mindfulness at first assessment predicted higher QOL and psychological well-being.

Conclusions: The available data indicate that a psychological construct – mindfulness – can attenuate the progress of a disease that is believed to be almost solely biologically driven. The potential implications of these results extend well beyond ALS.  相似文献

ObjectivesThis investigation examined how Goal Contents Theory, Organismic Integration Theory, and Basic Psychological Needs Theory collectively explain well-being and behavioral outcomes related to physical activity over 6 months. Specifically we examined a model whereby changes in relative intrinsic goal contents → changes in motivation → changes in psychological need satisfaction → well-being and physical activity.Methods and designParticipants were 203 adults from the general population (68.00% female; Mage = 32.57 years, SD = 15.73). Two identical questionnaire packages containing assessments of goal contents, motivational regulations, basic psychological need satisfaction, indicators of well-being and physical activity behavior, separated by six months were given to participants. Residualized change scores were analyzed with path analysis.ResultsResults supported the hypothesized sequence of SDT. Changes in psychological need satisfaction mediated the relationship between changes in autonomous motivation and well-being. A more complex pattern of results emerged for the indirect effects of motivation and psychological need satisfaction between relative intrinsic goals → well-being. Changes in competence satisfaction mediated the relationship between autonomous motivation and physical activity behavior. Moreover, changes in autonomous motivation through competence satisfaction mediated the relationship between relative intrinsic goals and physical activity.ConclusionsFindings support a model based on 3 mini-theories of SDT and suggest that psychological need fulfillment during physical activity could be a key mechanism that facilitates increased well-being and behavior. Findings also highlight the importance of examining competence, autonomy, and relatedness independently (rather than as a composite).  相似文献

This study examined the contributions of the psychological contract framework to an understanding of the effects of different work statuses on employees’ behavior. We compared temporary firm workers (n=71) with core workers (n=268) and direct-hire temporary workers (n=149) with core workers (n=42) in two different samples. As expected, temporary firm workers consider that they receive fewer socio-emotional inducements from the organization they work for (opportunities for promotion, career development, long-term employment), but direct-hire temporary workers who succeeded in having their contracts extended had a psychological contract in which socio-emotional components predominated. A psychological contract with a predominance of socio-emotional components was important for organizations because it mediated the influence of work status on civic virtue behaviors on the part of temporary firm workers, and directly and positively influenced these behaviors in direct-hired temporary workers (behaviors as assessed by their supervisors). Contrary to the hypothesis, psychological contract had a direct and positive influence on the in-role behavior of direct-hire temporary workers. The implications of the findings for psychological contract research are discussed.  相似文献

Purpose

This study examines the issue of change in newcomers’ employer-based psychological contract obligations over time, viewing change as a potentially important determinant of perceived contract breach and subsequent employee attitudes and behaviors.

Design/Methodology/Approach

Data were collected using a three-wave longitudinal design from newly hired faculty members (N = 106).

Findings

Newcomers’ perceptions of employer-based relational obligations significantly decreased during their first year on the job. Newcomers reacted negatively to these changes, subsequently reporting increased contract breach and more negative work attitudes (i.e., increased turnover intentions and reduced job satisfaction and organizational loyalty).

Implications

This study provides evidence of the negative effects of perceived changes to a newcomer’s psychological contract. Practitioners should implement interventions to ensure a realistic set of psychological contract obligations are developed from the start in order to minimize the likelihood that newcomers will modify these obligations downward; and, therefore, experience these negative attitudes toward the organization.

Originality/Value

Drawing from the realistic job preview and socialization literatures, this study examines a topic that has received little empirical attention in the extant psychological contract research, yet has important implications to the management of employees’ psychological contracts. Using both a three-wave longitudinal field design and a more rigorous statistical analysis for assessing change (i.e., latent growth curve modeling), we add a unique contribution to the extant research by identifying the negative consequences of psychological contract change on newcomers’ subsequent work perceptions and attitudes.  相似文献

ObjectiveThis study aimed to develop, and pilot esports-adapted coping effectiveness training (E-CET) and measure its influence on coping effectiveness (global and specific), subjective performance, mental health (psychological distress and wellbeing), and resilience.DesignFive elite male League of Legends players competing in the League of Legends Circuit Oceania participated in a mixed methods research design. The effects of E-CET were measured using a within-subjects quasi-experimental design (i.e., pre-to-post, no control group). To measure the effects of E-CET on specific stressors, a longitudinal diary design was used.MethodPlayers participated in a 2-h session of E-CET and a 45-min follow-up workshop. The 2-h workshop delivered content on two conceptual areas: (1) developing awareness of the stress and coping process; and (2) how to cope with stress. Players completed pre-intervention, post-intervention, and follow-up measures and twice-weekly stress journals.ResultsE-CET led to increases in players' perceived coping effectiveness and subjective performance, but there were no changes in psychological distress, psychological wellbeing, and resilience. However, the results indicate some positive signs for future coping interventions with League of Legends players and iterations of E-CET.ConclusionThe E-CET program appears to provide an opportunity to improve performance and mental health for esports players.  相似文献

ABSTRACT

The psychological contract (PC) is a dynamic process, where employees actively and passively adjust their perceptions of obligated and delivered inducements. In this study, we focus on the temporal changes in employee’s perceptions of obligated and delivered inducements and show that these micro-level dynamics take place at every stage through the PC process. We introduce a dynamic systems perspective to understand these temporal fluctuations. We show that employees’ perceptions of obligated and delivered inducements interact with each other and form a dynamic system. We compared daily and weekly time-frames and found that the daily time-frame maximizes the temporal fluctuations of employees’ perceptions of obligated and delivered inducements, whereas the weekly frame captures more complex trajectories. Furthermore, inducements that are explicitly communicated demonstrate more temporal fluctuations than inducements that are not explicitly communicated. We advance PC theory by providing more understanding of the temporal dynamics of employees’ perceptions of obligated and delivered inducements. We provide practical guidelines for the choice of an ideal time-frame to study employees’ perceptions of obligated and delivered inducements, depending on the specific inducements and the aim of the research. We propose that researchers further integrate dynamic systems theory into PC models.  相似文献
