Contemporary work is highly interdependent, requiring discretionary work effort (DWE) in response to colleagues and customers. According to social exchange theory, organizational support encourages DWE as a form of employee reciprocation. Our model integrating social exchange and expectancy theory anticipates future career returns from organizational support in the form of training and promotion opportunity. Positive career expectations strengthen feelings of employee obligation that are realized in higher levels of DWE. In addition, career expectations are heightened when these opportunities are provided under procedurally just conditions. Furthermore, the relationship between career expectation and felt obligation is strengthened when interactional justice is high. Using structural equation modeling, these hypotheses are successfully tested on a survey of 201 bank employees and their supervisors. Implications for research and practice are discussed.  相似文献

This study aimed to determine the extent to which employees’ career adaptability and employability capacities predicted employee retention factors in the information sector industry. A probability sample of 337 South African recruitment advertising employees participated in the study (females = 65.9%; black Africans = 53.4%, predominantly early career stage (aged > 40 years = 57.9%). The employees responded to surveys on their career adaptability, employability capacities, and job retention considerations. Step-wise hierarchical regression analysis was computed to predict employee retention factors from their career meta-capacities of career adaptability and employability attributes. Results suggest the career meta-capacities to explain 71% of the variance in employee retention factors. Moreover, overall career adaptability (concern, control, curiosity, and cooperation) predict the overall retentions factors of employees. White employees self-reported with higher work retention and career opportunities than employees of other races/ethnicities. Career adaptability and employability capabilities matter for talented employee retention in the information sector industry.  相似文献

This study sought to understand how receptivity to working abroad initially develops. Australian graduating business students were surveyed prior to entry to full‐time work and 2 years later after entry, providing a sample of 213 full‐time employees (average age 23 years). Taking a social cognitive career theory approach, beyond individual and organizational control variables, when new young male or female employees had high outcome expectancies (personal agency), had little family influence and no partner (few barriers), and worked in organizations with an international focus (opportunities), their receptivity to international careers increased compared with when they were students. Appraisals of self‐capabilities (personal agency) appeared relevant dependent on destination. When employees preferred country ease for work, and when as students they had low self‐efficacy for international work, their willingness to relocate to work in developing, but not developed, countries was reduced. Suggesting some factors may not be as relevant for later, as for initial, development of receptivity, outcome expectancies and organizational international focus were not related to increased receptivity in 104 older graduate employees (average age 36 years). The influence of home barriers, organizational focus and self‐capabilities on the development of receptivity to international careers and to working in developing countries was discussed, taking into account age, gender and marital status.  相似文献

Male and female managerial, professional, and technical employees participated in a study to test for the existence of sex differences in (1) attitudes toward the risks and sacrifices associated with career advancement and (2) salary increments required to accept a promotion opportunity. Results showed no differences in male and female attitudes toward career advancement. In addition, men and women appeared to hold highly similar ideas about the size of salary increments necessary to induce acceptance of various hypothetical promotion opportunites. Findings are discussed in relation to common stereotypes regarding the career mobility of women.  相似文献

This study examines antecedents and behavioral outcomes of employees' perceptions of organizational support for development. We first propose that employees' past participation in formal developmental activities and experience with developmental relationships positively relate to their perceptions of organizational support for development. We then propose that perceived career opportunity within the organization moderates the relationship between organizational support for development and employee performance and turnover. Using a sample of 264 exempt-level employees and their supervisors, we found that participation in training classes, leader-member exchange, and career mentoring were each positively related to employees' perceptions of organizational support for development. We also found support for the moderator hypotheses. Specifically, development support positively related to job performance, but only when perceived career opportunity within the organization was high. Further, development support was associated with reduced voluntary turnover when perceived career opportunity was high, but it was associated with increased turnover when perceived career opportunity was low. Our study demonstrates that social exchange and career motivation theory work together to explain when and how employees' perceptions of organizational support for development relate to turnover and job performance.  相似文献

Abstract

In this paper I argue that, in a liberal society that confmes itself solely to providing free basic education, children from the higher strata are systematically subjected to developmental opportunities that can reliably be expected to give them an advantage in the process of meritocratic competition. I will show how enforcing the universal education policy can include children from the least fortunate families in the process of meritocratic competition.

I make a case for a commitment to the extensive redistributive tax measures needed to ensure truly universal education as the condition of equal opportunity. I argue that this proposal is, in fact, consistent with real egalitarians’ aim to achieve equality, and consistent with their principle of fair equality of opportunity. Providing an equal opportunity in an educational programme could possibly be an attempt to attain equality.  相似文献

This study examined the impact of salient identity, career path and recruiter functional area [internal human resource (HR) personnel vs external recruitment company] on perceptions of organizational attraction with a sample of young, inexperienced job seekers. Two hundred and one participants responded to a questionnaire and rated their attraction to two different job advertisements. The results partially supported the first hypothesis; applicants perceived a job opportunity in an organization that offered either a flexible career path or a dual career path as significantly more attractive than a position in an organization that offered a traditional career path. There was no support for the second hypothesis that identity salience would interact with career path. The results showed that recruiter functional area had no impact on attraction to the organization. It was concluded that flexible HR policies increase applicants' perceptions of organizational attraction during the initial stages of the recruitment process. Practical and research applications are discussed.  相似文献

Building on the moral licensing literature, this paper examines whether highlighting the successful implementation of an equal opportunities policy in a company leads to covert forms of discrimination in hiring decisions (i.e., expressing a preference for a white candidate over an equally qualified black/Moroccan candidate in an ambiguous context). Furthermore, moral self‐image is indirectly tested as a possible underlying mechanism. Two scenario studies first revealed that covert discrimination is more likely after highlighting a successful implementation of an equal opportunities policy in the company (study 1) and that elevated levels of moral self‐image are related to covert discrimination (study 2). Subsequently, a field study revealed that the presence of successful equal opportunities policies positively related to employees’ moral self‐image (study 3).  相似文献

This study explored the influence of personal factors on job retention in a banking services sector setting. South African banking sector employees (n = 262) participated in the study (age range = 18–45 years; female = 62%, white = 57%). The participants were equally distributed in the different geographical locations (metropolitan areas = 53%, inland areas = 47%). The employees self-reported on their personal factors (emotional intelligence and self-esteem) and job retention factors. Regression analysis revealed personal factors as a composite variable to predict the talent retention factors of job characteristics, supervisor support, career opportunities, and work/life balance. Furthermore, the results indicated no significant differences in personal factors and retention factors by geographical location. The findings contribute new insights to the talent retention literature by presenting the importance of the personal attributes and demographical differences of employees.  相似文献

通过对16家制造型企业中的343个员工、662个同事及343个直接领导的配对数据进行实证分析,文章探讨了员工的组织政治技能、政治知觉,以及他们与直接上司的关系对于员工职业发展的关系。多层线性分析模型(HLM)结果表明:员工的政治技能有助于促进其与领导之间形成良好的关系(guanxi),并籍此积极影响个人在组织中的职业发展,员工-领导关系是政治技能与职业发展之间的中介变量。另外,组织政治知觉影响政治技能对领导关系的作用,在政治氛围浓重的组织中,员工-领导关系更易受到员工政治技能的影响  相似文献

Career adaptability constitutes a resource that can help employees to effectively manage career changes and challenges. The goal of this study was to investigate the relationship between the two higher-order constructs of career adaptability and career entrenchment (i.e., the perceived inability and/or unwillingness to pursue new career opportunities), as well as relationships among the dimensions of career adaptability and career entrenchment. We hypothesized a negative relationship between overall career adaptability and career entrenchment, and more differentiated associations among their dimensions. Data for this study came from 404 employees in Brazil. Results of structural equation modeling showed that overall career adaptability weakly negatively predicted overall career entrenchment (standardized effect = − .13), after controlling for age, gender, education, and job tenure. More differentiated findings emerged at the dimension level. Future research should examine the mechanisms and boundary conditions of the relationship between career adaptability and career entrenchment.  相似文献

This paper defends a global principle of equality of opportunity, which states that it is unfair if some have worse opportunities because of their national or civic identity. It begins by outlining the reasoning underpinning this principle. It then considers three objections to global equality of opportunity. The first argues that global equality of opportunity is an inappropriate ideal given the great cultural diversity that exists in the world. The second maintains that equality of opportunity applies only to people who are interconnected in some way and infers from this that it should not be implemented at the global level. The third, inspired by Rawls's The Law of Peoples , maintains that it is inappropriate to thrust liberal ideals (like global equality of opportunity) on nonliberal peoples. Abstract

Downsizing in its many guises, can have a profound impact on the employees who remain–the so-called survivors. The survivors of such change face many new demands and often find themselves in an environment comprising new organizational forms, different progression opportunities, and new rules for the employment relationship. Such changes may be geared to ensure the survival of the company, yet few organizations appear to provide the support and help required to facilitate personal survival for employees. At the interface between the organization and the individuals who remain lie many issues, including commitment, job security, career aspirations, and progression opportunities, which embody a different concept of career and its realization. There are no sex differences in cognitive ability but enduring sex differences in competitiveness, life goals, the relative emphasis on agency versus connection. Policy-makers' and feminist emphasis on equal opportunities and family-friendly policies assumes that sex discrimination is the primary source of sex differentials in labour market outcomes—notably the pay gap between men and women. However, some careers and occupations cannot be domesticated—examples are given—and this also poses limits to social engineering. Recent research shows that high levels of female employment and family-friendly policies reduce gender equality in the workforce and produce the glass ceiling. Preference theory is the only theory that can explain these new trends, the continuing pay gap and occupational segregation. Preference theory implies that there are at least three types of career rather than one. However, the differences between men and women's career goals are smaller than sometimes thought.  相似文献

Research suggests that worksite health promotion (WHP) programmes, and specifically health risk assessment (HRA) surveys and health education workshops, can be effective in enhancing employees’ health. However, 50–75% of employees choose not to participate when offered the opportunity to do so. The reasons for nonparticipation and the characteristics of nonparticipants have largely been overlooked. Building on premises of Conservation of Resources (COR) theory, we hypothesize that nonparticipation results from lack or loss of resources, or from the perceived low value of resources. These barriers to participation are expected to be related to employees’ characteristics and beliefs (termed implicit barriers) and reflected in employees’ self-reported reasons for nonparticipation (termed explicit barriers). We surveyed a large random sample of participants and nonparticipants in a WHP programme (= 1926 employees), which included two steps: a HRA survey and a health education workshop. Participants completed an anonymous web-based questionnaire. Implicit and explicit barriers that reflect resource availability (e.g., age, health status) and valuation (e.g., low value of making a lifestyle change) were identified. The magnitude and nature of these barriers differed between the HRA survey and the workshop. We discuss how future research on WHP programmes can build on these findings and propose practical implications for reducing nonparticipation.  相似文献

Development of career goals that are adapted to self and opportunities is a central component of adolescent career preparation. The present longitudinal study (conducted throughout the eighth grade with three assessment points) investigated how 330 Swiss adolescents simultaneously adapt career goals to interests, scholastic achievement and environmental opportunities. Results demonstrated that students increasingly adapt their goals to the environment. Mean adaptation to environment related positively to degree of adaption to interests and achievement. Increased adaptation to environment over time related to increased adaptation to achievement but to decreased adaptation to interests. Gender, attended school type and nationality moderated adaptation processes. Structurally disadvantaged students (girls, lower requirements school track, immigrant students) reported more conflict in aligning adaptation to environment with adaptation to interests.  相似文献

In Western countries today, a growing number of women delay motherhood until their late 30s and even 40s, as they invest time in pursuing education and career goals before starting a family. This social trend results from greater gender equality and expanded opportunities for women and is influenced by the availability of contraception and assisted reproductive technologies (ART). However, advanced maternal age is associated with increased health risks, including infertility. While individual medical solutions such as ART and elective egg freezing can promote reproductive autonomy, they entail significant risks and limitations. We thus argue that women should be better informed regarding the risks of advanced maternal age and ART, and that these individual solutions need to be supplemented by a public health approach, including policy measures that provide women with the opportunity to start a family earlier in life without sacrificing personal career goals.  相似文献

Although research has examined work-family issues and organizational support for employees’ family responsibilities, few studies have explored the work-life issues of single employees without children. The current study examines single employees’ perceptions of how their organizations support their work-life balance in comparison to employees with families. A multi-dimensional scale is developed assessing five dimensions of singles-friendly culture: social inclusion, equal work opportunities, equal access to benefits, equal respect for nonwork life, and equal work expectations. Employees with families perceived more equity in most of these facets than did singles. Managerial and professional employees with higher incomes also perceived their organizations as more singles-friendly. Finally, social inclusion predicted organizational commitment for single employees, and this effect was mediated by perceived organizational support. In contrast, more equal work opportunities were related to lower turnover intentions among childfree singles.  相似文献

abstract In this paper, I provide an analysis of equal opportunity. I argue that equal opportunity occurs where two or more persons with equal natural abilities and willingness to work hard have chances at various jobs that are in the aggregate of equal value. I then argue that equal opportunity is neither valuable nor something that the government ought to pursue. First, it is not clear why we should value opportunities rather than outcomes. Second, the value of equal opportunity rests on the value of interest satisfaction. However, if interest satisfaction is relatively constant across different jobs and different job opportunities, then the concern for interest satisfaction will not ground the value of equal opportunity. Third, equalizing opportunities is not in itself valuable because persons are not equally valuable. Fourth, even if equal opportunity were valuable, the government could pursue it only by trespassing on individual rights.  相似文献

组织结构扁平化导致职涯高原员工逐渐增多,给个体和组织造成了消极影响。本研究通过对338名企业员工的问卷调查探讨自我职涯管理与职涯高原的关系。结果显示:自我职涯管理中的职业探索与层级高原、内容高原及中心化高原正相关;目标确定与层级高原、关注学习与内容高原、注重关系与中心化高原及内容高原负相关;自我展示虽在简单相关分析中与内容高原及中心化高原负相关,但在回归分析中则相关不显著。  相似文献
