Purpose  The purpose of the study was to examine the combined interactive effects of a situational variable (procedural justice) and a dispositional (equity sensitivity) variable on the relationship between breach and employee outcomes. Design/methodology/approach   Data were obtained from 403 full-time employees representing a wide variety of business sectors in the Philippines. Supervisors were requested to provide an assessment of their subordinate’s civic virtue behavior. Findings  Results showed that equity sensitivity and breach interacted in predicting affective commitment. The negative relationship between breach and affective commitment was stronger for employees with an input-focused approach to organizational relationships (referred to as benevolents) than for those with an outcome-focused approach (referred to as entitleds). Results also indicated a stronger negative relationship between contract breach and civic virtue behavior under conditions of high procedural justice. Finally, a three-way interaction was found between contract breach, procedural justice and equity sensitivity in predicting affective commitment. Implications  Our findings provide a new insight suggesting that worse outcomes are to be anticipated especially if employees have an expectation that procedural justice can prevent any form of contract breach. In addition, although previous research has portrayed benevolents as more accepting of situations of u under-reward, this study has demonstrated that they too have their limits or threshold for under-reward situations. Originality/value  This research suggests that the type and intensity of one’s reactions to psychological contract breach is influenced by interactive forces of the individual’s disposition and the organizational procedures. This study examines the relationship of psychological contract breach to newcomer adjustment outcomes using affective commitments to organizations and supervisors as mediators and also looks at the moderating role of affective commitment to supervisors. Drawing from data collected at three points in time among a sample of newcomers (N = 224), we found that Time 2 affective organizational commitment mediated a positive relationship between Time 1 psychological contract breach and Time 3 turnover intention and emotional exhaustion. Moreover, affective commitment to supervisors interacted with organizational commitment such that the latter was more negatively related to Time 3 outcomes at low levels of commitment to supervisors. Similarly, the indirect relationships of psychological contract breach to Time 3 outcomes were stronger and negative at low levels of commitment to supervisors. Cette étude cherche à promouvoir des investigations à fondement théorique sur le vécu familial du travail. Elle apporte sa contribution en proposant et en évaluant la fonction régulatrice du vécu familial du travail en ce qui concerne aussi bien la rupture du contrat psychologique que le comportement civique. Nous avons enquêté auprès de 267 salariés à plein‐temps et avons mis en évidence des effets majeurs des deux sortes de vécu familial du travail (c’est‐à‐dire le vécu familial organisationnel et le vécu familial de la relation avec le supérieur hiérarchique) et de la rupture des obligations relationnelles sur les conduites civiques. Le vécu familial des rapports avec le supérieur intervient aussi dans la relation entre la rupture et le comportement civique, la relation négative entre ces deux termes étant plus affirmée quand le vécu familial vis‐à‐vis du chef est fort. On peut en conclure que les salariés vivant une étroite relation de type familial avec leur supérieur risquent de se sentir trahis et par suite de réagir plus négativement s’ils sont confrontés à une rupture de contrat. On analyse les retombées de ces travaux sur la pratique et les orientations des recherches à venir. The present study addresses the call for theory‐based investigations on workplace familism. It contributes to the literature by proposing and testing the moderating role of workplace familism between psychological contract breach and civic virtue behaviour. We surveyed 267 full‐time employees and found main effects of both types of workplace familism (i.e. workplace organisational and workplace supervisor familism) and breach of relational obligations on civic virtue behaviour. Workplace supervisor familism also moderated the relationship between breach and civic virtue behaviour, with the negative relationship between breach and civic virtue behaviour stronger when workplace supervisor familism was high. This suggests that employees with a high level of workplace supervisor familism may feel a sense of betrayal and, therefore, respond more negatively to contract breach. Implications for practice and directions for future research are discussed.  相似文献

This study tested the mediating role of violation in the relationship between breach and both affective and continuance commitment and the extent to which this mediating role is moderated by exchange imbalance amongst a sample of 103 sales personnel. Results suggest that violation mediated the relationship between breach and commitment. Also, results suggest that perceived exchange imbalance moderates this mediating pathway: Low exchange imbalance increases the mediating role of violation in the case of affective commitment. On the other hand, exchange imbalance failed to moderate the mediating influence of violation in the case of continuance commitment. Results are discussed in view of the importance of a) including both measures of violation and breach in future studies and b) the role of social exchange in explaining psychological contract violation.  相似文献

Psychological contracts are a powerful concept in research on organizational behaviour. Substantial negative reactions towards perceived breaches to the psychological contract have been reported in many studies. There are sound theoretical arguments for the existence of a point in the continuous perception of contract breach, where sudden changes in attitudes occur in the relationship between breach and outcomes (i.e., thresholds). Using questionnaire data from 592 employees working in more than 30 different organizations across Germany, segmented regression models were tested against curvilinear effects for the relationship between breach of the psychological contract and job satisfaction, affective organizational commitment, intention to quit, violation, and trust. This study provides empirical evidence for threshold models of psychological contract breach. The results imply that prior studies have underestimated the impact of psychological contract breach.  相似文献

This research investigates the relationship between psychological contract breach and union commitment among 109 union employees. As expected, psychological contract breach is positively related to commitment to the union. The results also suggest that union instrumentality moderates the relationship between psychological contract breach and union commitment. Specifically, the findings indicate that the relationship between psychological contract breach and union commitment is stronger when individuals perceive that their union is highly instrumental in protecting their rights and benefits. Implications of this study are discussed and recommendations for future research are offered.  相似文献

Rousseau (1989 and elsewhere) argued that a defining feature of psychological contract breach was that once a promise had been broken it could not easily be repaired and therefore that the effects of psychological contract breach outweighed those of psychological contract fulfillment. Using two independent longitudinal surveys, this paper investigated whether changes in breach and fulfillment differentially affected work-related attitudes and affective well-being outcomes. Results generally supported differential effects, where increases in reported breach had greater effects on outcomes than increases in fulfillment, for the outcomes of affective wellbeing, job satisfaction, and organizational commitment. The present study underlined the importance of breach as a determinant of negative affect and attitudes. However, fulfillment had a lesser impact, in that it maintained (i.e., had no effect) or had only a modest positive effect on wellbeing and attitudes.  相似文献

The aim of this study was to examine the influence of age in the relation between psychological contract breach and the development of job attitudes. Based on affective events, social exchange, and lifespan theory, we hypothesized that (1) psychological contract breach would be related negatively to job attitudes, and (2) that age would moderate these relations. The hypotheses were tested by means of a meta-analysis of k = 60 studies, using Weighted Least Squares estimation. Our results supported both hypotheses for the outcomes trust and organizational commitment. However, for job satisfaction the moderating influence of age was in the unexpected direction. The relations between contract breach and trust and organizational commitment were indeed stronger for younger workers, whereas the relation between contract breach and job satisfaction was stronger for older workers. The implications are discussed, and a research agenda is presented.  相似文献

通过整群取样法对全国14个省市36所职业院校共1237名专职或兼职专业教师进行测查,探讨心理契约履行对教师职业倦怠的影响作用机制,即情感承诺在其中的中介作用,以及职称对上述关系的调节效应。结果表明:(1)情感承诺在心理契约履行对职业倦怠的影响关系中起了部分中介作用;(2)教师职称对心理契约履行对职业倦怠的影响作用具有调节效果;使用总效应调节模型对情感承诺在心理契约履行对教师职业倦怠的中介效应及教师职称的调节作用进行综合性分析,发现教师职称主要在第一阶段,即心理契约履行对情感承诺的影响作用上调节效果显著。当教师的职称较低时,上述关系及效应也越强。  相似文献

This article explores the relationship between on the 1 hand psychological contract fulfilment and affective commitment and on the other hand, normative commitment and job satisfaction. We hypothesized that the perceived supervisor support (PSS) and the perceived organizational support (POS) mediate the relationship between the fulfilment of the psychological contract, commitment and job satisfaction. The sample consists in 337 soldiers in training. In order to test our model, we used 3 measures of psychological contract fulfilment (economic, socioemotional and developmental), PSS and POS measures as well as attitudes. Results show that the developmental psychological contract is related to affective and normative organizational commitment and job satisfaction whereas socioemotional fulfilment is unrelated to affective commitment. Psychological contract fulfilment has a greater impact on normative commitment than affective commitment. Results show also that only PSS plays a mediating role in psychological contract processes. Several implications emerge from this study. First, in a military context, it is important to strengthen the developmental psychological contract. Second, it is essential for organizations to place greater emphasis on encouraging supervisors to establish healthy working relationships with newcomers.  相似文献

A meta-analysis was conducted to examine the influence of psychological contract breach on 8 work-related outcomes. Breach was related to all outcomes except actual turnover. Based on affective events theory, we developed a causal model integrating breach, affect (violation and mistrust), attitude (job satisfaction, organizational commitment, and turnover intentions), and individual effectiveness (actual turnover, organizational citizenship behavior, and in-role performance). Structural equation modeling was used to test the model. The results indicated that affect mediates the effect of breach on attitude and individual effectiveness. Two moderators were also examined including the type of breach measure (global vs. composite) and the content of the psychological contract breach (transactional vs. relational). Theoretical and practical implications of the results are discussed.  相似文献

ABSTRACT

This study expands our understanding of employee reactions to psychological contract (PC) breach by contextualizing the relationship between PC breach and feelings of violation in a European military setting through the study of strong commitment to specific career goals, high managerial turnover, lack of clarity about the perceived responsibility and controllability of PC breach, as well as aviation restrictions. Based on interviews with 41 pilots, we found that two factors – passion for job and professional commitment – which have not been a strong focus in extant research, play critical roles in the processes involved in employee PC breach reactions. We further contribute to the literature by demonstrating when, why, and where perceptions of PC breach influence exit, loyalty, voice, and neglect reactions in a military setting (e.g., we found that certain reactions, such as neglect, are restricted due to the potential safety consequences of said reactions). This research charts new directions for psychological contract research in which more attention is placed on the context within which psychological contract processes develop and change. We provide insights to practitioners and discuss implications, limitations, and future research directions.  相似文献

Grounded in role congruity theory, we examine how status incongruence (when the subordinate is older, has more education, work experience, and/or organizational tenure than the supervisor) in subordinate–supervisor dyads affects transformational leaders’ ability to foster affective organizational commitment among their subordinates. Across two field studies, our findings show that the relationship between transformational leadership and subordinate affective organizational commitment is less positive when status incongruence is high. Furthermore, in both field studies we found a 3‐way interaction among transformational leadership, status incongruence, and supervisor gender predicting subordinate affective organizational commitment. Specifically, in Study 1 (pink‐collar employees in Turkey), low status incongruence strengthened the positive relationship between transformational leadership and subordinate affective organizational commitment for male leaders. In Study 2 (pink‐collar employees in the United States), low status incongruence strengthened the positive relationship between transformational leadership and subordinate affective organizational commitment for female leaders. Furthermore, Study 2 also revealed that collective identity was a mediator of both the significant 2‐ and 3‐way interaction effects on subordinate affective organizational commitment.  相似文献

In this paper, we examine the influence of contract importance, feelings of violation, and workplace familism on the relationship between psychological contract breach and organizational deviance. Results from a study of 168 supervisor–employee dyads in a pharmaceutical organization suggest that (a) feelings of violation mediated the relationship between perceived breach and supervisor‐rated organizational deviance; (b) relational and transactional contract importance influenced the relationship between breach and feelings of violation such that the relationship was stronger under conditions of high relational and transactional importance; and (c) high levels of workplace familism mitigated the effects of feelings of violation on supervisor‐rated organizational deviance.  相似文献

Purpose

We argue that idiosyncratic deals (or i-deals), as objective conditions in employment arrangements that employees negotiate with their employer to meet particular individual needs, attenuate the indirect negative effect of a psychological contract breach on affective commitment via trust.

Design/methodology/approach

The study was conducted via a questionnaire sent to high performers working at the director level of a large Canadian company. These employees were in a privileged position to bargain i-deals for themselves (n = 136).

Findings

We used models of mediated moderation to test the research hypotheses. Findings indicate that trust fully mediates the relationship between psychological contract breach and affective commitment of high performers. This relationship is moderated by i-deals, such that the relationship is weaker when i-deals are high.

Implications

This study provides a deeper understanding of the theoretical mechanisms explaining how i-deals compensate for breaches in the employment relationship. We show that i-deals do not prevent the loss of trust following a breach, but compensate for it in maintaining the bond between high performers and their organization.

Originality/value

This study explores the role of i-deals for a population traditionally well treated by organizations because of their status of stars: high-performing directors. In contrast with previous research that conceptualizes i-deals as building trust, this study shows that i-deals may act as substitutes for trust, in maintaining a bond with the organization in a context of trust loss.

In this study, meta-analytic procedures were used to examine the relationships between psychological contract perceived breach and certain outcome variables, such as organizational commitment, job satisfaction and organizational citizenship behaviours (OCB). Our review of the literature generated 41 independent samples in which perceived breach was used as a predictor of these personal and organizational outcomes. A medium effect size (ES) for desirable outcomes (job satisfaction, organizational commitment, organizational trust, OCB and performance) was obtained (r=-.35). For undesirable outcomes (neglect in role duties and intention to leave), ES were also medium (r=.31). When comparing attitudinal (job satisfaction, organizational commitment, organizational trust) and behavioural outcomes (OCB, neglect in role duties and performance), a stronger ES was found for attitudinal (r=-.24) than for behavioural outcomes (r=-.11). Potential moderator variables were examined, and it was found that they explained only a percentage of variability of primary studies. Structural equation analysis of the pooled meta-analytical correlation matrix indicated that the relationships of perceived breach with satisfaction, OCB, intention to leave and performance are fully mediated by organizational trust and commitment. Results are discussed in order to suggest theoretical and empirical implications.  相似文献

Using a stressor‐strain framework, this research examined the role of supervisory support at 2 organizational levels in the relationship between the work stressor of interpersonal conflict and organizational commitment in a military sample. In all analyses, supervisory support at both levels was conceptualized and modeled as a shared group attribute. Results indicated that perceptions of interpersonal conflict within the organization were related negatively to both affective and continuance commitment. Support from both first‐line supervisors and midlevel managers was related to employees’ affective commitment. First‐line supervisor support was related also to employees’ continuance commitment. Furthermore, midlevel management support attenuated the relationship between interpersonal conflict and continuance commitment. Implications for the assessment of different levels of supervisory support, different variants of organizational commitment, and interpersonal conflict are discussed.  相似文献
