组织与个人面临的许多决策,既无纯粹获益,也无纯粹损失,往往需要同时对未来不同时间点的损益加以权衡,这类损益兼具的决策称为混合跨期决策。过往研究通常沿用纯粹获益或损失跨期决策的理论框架,缺乏与混合跨期决策相匹配的理论建构和决策过程探索。基于此,本研究从趋近-回避动机理论出发,探索动机冲突影响混合跨期决策的过程机制。研究1拟探讨混合跨期决策中动机冲突特点,及其与决策行为之间的关系。研究2则计划分别操纵影响动机冲突程度的内源性因素(得失金额的相对差异程度)和外源性因素(资源有限程度),试图揭示动机冲突程度与混合跨期决策之间的因果链条。研究3拟采用鼠标追踪技术,基于决策过程指标进一步探索动机冲突影响混合跨期决策的过程机制。我们预期该研究结果有利于从动机冲突视角揭示并建构混合跨期决策的作用机制,同时也将为涉及混合跨期情境的企业管理和个体消费决策提供科学依据。  相似文献

Using a person‐situation perspective, we explain what happens to individuals' identification with a collective in the context of a change. We propose that given the anxiety that often emerges during change, individuals' personal values (conservation and openness to change) interact with type of change (imposed vs. voluntary) in predicting identification following change. In a pilot, longitudinal field study (N = 61, 67% female) of an imposed university campus relocation, we measured employees' values and identification with the university before and several months after the relocation. In two lab experiments (Study 1: N = 104, 91.3% female; Study 2: N = 113, 75.2% female), we manipulated a change to be either imposed or voluntary and compared the relationships between values and identification across types of change. In Study 2, we also measured anxiety from the change. When change was imposed (all three studies), but not when voluntary (Studies 1 and 2), individuals' conservation was positively, and openness negatively, related to individuals' post‐change identification. The effects emerged only for individuals who experienced change‐related anxiety (Study 2). Our findings demonstrate that individuals' identification with a changing collective depends on the amount of anxiety change elicits and on the particular combination of their values and type of change.  相似文献

Bystander conflict is a situation in which employees are hindered in their work by parties not involved in the primary process. Public service employees and emergency care workers, such as ambulance employees and firefighters, often encounter this kind of conflict with potentially far-reaching detrimental effects for public or patient safety. Unfortunately, until now, bystander conflict has hardly received scientific attention. In this paper, we will present the results of an experiment (Study 1) and a simulation study (Study 2). Taken together, the results indicate that bystander conflict is negatively related to the affective, behavioural, and cognitive outcomes of individuals. Higher levels of bystander conflict were associated with more negative and less positive feelings (Studies 1, 2), unfavourable bystander appraisals (Studies 1, 2), and lower levels of performance (Study 2). Additionally, Study 2 revealed that bystander conflict was negatively and indirectly related to positive affect and performance through cognitive capacity. We investigated the moderating role of resilience, in order to provide insight into potential factors alleviating these negative associations. In both studies, resilience alleviated the negative associations of bystander conflict. Overall, the results of the two studies provide a first step towards a theory on bystander conflict.  相似文献

This paper highlights the importance of considering two facets of the content of internal conflicts: The concrete subject theme of the conflict and the abstract motivations that people perceive as being conflicted (e.g. values implicated in the conflict). The paper demonstrates how personal value priorities contribute to the understanding of internal conflicts. In two studies I examined the relationship between values and the content of internal conflicts. In Study 1 (N = 250), students described a central conflict that they were experiencing and analysed the values they perceived as opposing in their conflict. Results indicated that the reported conflicts were usually between values not conceptualized as motivationally opposite to each other. Furthermore, personal value priorities were related to the values implicated in the conflict both directly and indirectly by their effect on the themes of the conflicts. In Study 2 (N = 230), working parents analysed the values they perceive as coming in conflict in two work–family dilemmas. Findings supported the premise that values explain individual differences in the motivational meaning attributed to a conflict even when the conflict theme is held constant. Examined through the lens of moral psychology, we investigate when and why employees’ unethical behaviors may be tolerated versus rejected. Specifically, we examine the interactive effect of employees’ unethical behaviors and job performance onto relationship conflict, and whether such conflict eventuates in workplace ostracism. Although employees’ unethical behaviors typically go against moral norms, high job performance may provide a motivated reason to ignore moral violations. In this regard, we predict that job performance will mitigate the relationship between employee unethical behavior and workplace ostracism, as mediated by relationship conflict. Study 1, a multisource field study, tests and provides support for Hypotheses 1 and 2. Study 2, also a multisource field study, provides support for our fully specified model. Study 3, a time‐lagged field study, provides support for our theoretical model while controlling for employees’ negative affectivity and ethical environment. Theoretical and practical implications are discussed.  相似文献

Two studies investigated adult age differences in the frequency and emotional consequences of motivational conflicts (i.e., feeling that one wants to or should do something else in a given situation). Study 1 compared younger and older adults. Study 2 included a more age-heterogeneous sample ranging from 20 to 70 years. Data were obtained using diary and experience-sampling methods. Multilevel regression showed that motivational conflict was associated with lower emotional well-being. With age, the frequency of motivational conflict decreased, while emotional well-being increased. Importantly, the age-related decrease in motivational conflicts partly accounted for the age-related increase in emotional well-being. Findings were consistent across studies and robust after the authors controlled for age differences in a number of control variables including time use. The authors conclude that an age-related decrease in motivational conflicts in daily life may be among the factors underlying the positive development of emotional well-being into older adulthood.  相似文献

Most research on threat documents its negative consequences. Similarly, most research on intergroup contexts has emphasized their negative behavioral effects. Drawing on the Meaning Maintenance Model and recent perspectives on the potential for positivity in intergroup conflict, we predicted that meaning threat can produce both antisocial and prosocial responses to intergroup conflict, depending on people's preexisting meaning frameworks. Studies 1 and 2 demonstrated that under meaning threat, low ingroup glorifiers strengthened their support for peaceful conflict resolution, whereas high ingroup glorifiers strengthened their support for military‐based conflict resolution. In the context of the Israel–Palestinian conflict, Study 3 found that low glorification was associated with greater support for peace during “hot” (but not “cold”) conflict, because hot conflict reduced their meaning in life. These findings are consistent with the notion that when meaning is threatened, people affirm their preexisting values—whether prosocial or antisocial—even in the context of intergroup conflict.  相似文献

Using cross-cultural laboratory and field studies with samples of leaders, employees, and students from the United States and the People's Republic of China, we examined how team-level stimuli, including empowering leadership and relationship conflict, combine to influence individual members' motivational states of psychological empowerment and affective commitment. As predicted, we found that these motivational states are individually and jointly influenced by teams' level of empowering leadership and relationship conflict and that these motivational states mediate the relationships between team stimuli and team members' innovative and teamwork behaviors and turnover intentions. In addition, results held despite controlling for team members' nationality and collectivism. We discuss contributions of our study to the team motivation, conflict, and stress literatures.  相似文献

Perceived collective victimhood plays a significant role in conflictual intergroup relations. We suggest a conceptualization of three different layers of collective victimhood: historical victimhood, general conflict victimhood, and conflict event victimhood. Three studies explore the interrelationship between the layers and their effects in the context of the Israeli–Palestinian conflict. In Study 1, general conflict victimhood mediates the relationship between historical victimhood and willingness for compromise. In Study 2, conducted in two waves, changes in general conflict victimhood predict support for military actions against the out‐group. The relationship between general conflict victimhood and support for military actions was mediated by conflict event victimhood. In Study 3, three new scales were developed, and their relations with different outcomes examined. Findings were nearly identical to the models tested in Studies 1–2.  相似文献

The quality of working life under the production system known as lean manufacturing (LM) is a heavily debated topic. Little is known about the engagement level of employees under this system. Our study is concerned with how employees in this context craft their jobs to enhance their own engagement, and we specifically consider how daily skill utilization triggers this process. Using a cross-level perspective, we further consider whether job-level characteristics relevant to the lean context, namely task interdependence and boundary control, restrict or facilitate the effects of daily skill utilization. A daily diary study was conducted over 4 working days with 64 employees in a large company utilizing LM. The results of multilevel structural equation modelling demonstrated that on a given day, skill utilization was associated with seeking resources, and this relationship was stronger when employees had high boundary control and low task interdependence in their general job roles. Results further demonstrated that employees experienced higher work engagement on days when they sought resources and challenges. Our findings illustrate the motivational potential of job crafting under LM and how crafting activities can be facilitated by the design of jobs and allocation of daily tasks.  相似文献

Previous research has shown that preschool children have difficulty using relational information in spatial tasks. The present study investigates whether this difficulty is due, in part, to children's inability to deal with situations of conflict where both objective and egocentric cues are available and point to different responses. Two studies were conducted to compare performance in the presence versus absence of conflicting cues. In Study 1, 40 four-year-olds had to locate an object in a single layout presented from different perspectives. In Study 2, 39 four-year-olds had to transfer locational information between two unaligned layouts. The presence of conflict significantly affected children's performance in both studies. The results are discussed in the context of similar findings in other cognitive domains.  相似文献

Solving a conflict between two response options in an interference task has been found to increase control in a subsequent conflict situation. The present research examined whether such conflict adaptation persists in the presence of distractors that have motivational relevance and are therefore competing for attentional resources (i.e. they signal opportunities for monetary gains or losses contingent on overall task performance). In an adjusted flanker task, motivational (versus neutral versus no) distractors were presented together with the current trial while the previous trial never included any distractor. Accumulated evidence across three studies showed that motivational distractors reduced the conflict adaptation effect. This was found irrespective of the location at which the distractor occurred (Study 1), and independent of its valence (i.e. reward or loss, Study 2). Study 3 and a merged data analysis ruled out low-level alternative explanations. In line with a dual competition account (Pessoa, L. (2009). How do emotion and motivation direct executive control? Three studies investigated the function of 2 types of negative emotion during interpersonal conflict. Hard emotion includes feeling angry or aggravated. Soft emotion includes feeling sad or hurt. In both Study 1 (including 236 married people) and Study 2 (including 140 college students), participants recalled 3 different previous conflict episodes. In the third study, 77 married couples were observed in 4 different conflict conversations, completed during 2 assessment sessions. Hierarchical linear modeling was used to investigate the extent to which change in emotion predicted corresponding change in behavior and appraisal. Hard emotion predicted increases in negative communication, whereas soft emotion predicted more benign forms of communication. Soft emotion also predicted increases in appraisals that interpersonal conflicts are important to resolve.  相似文献

Does trait self‐control (TSC) predict affective well‐being and life satisfaction—positively, negatively, or not? We conducted three studies (Study 1: N = 414, 64% female, Mage = 35.0 years; Study 2: N = 208, 66% female, Mage = 25.24 years; Study 3: N = 234, 61% female, Mage = 34.53 years). The key predictor was TSC, with affective well‐being and life satisfaction ratings as key outcomes. Potential explanatory constructs including goal conflict, goal balancing, and emotional distress also were investigated. TSC is positively related to affective well‐being and life satisfaction, and managing goal conflict is a key as to why. All studies, moreover, showed that the effect of TSC on life satisfaction is at least partially mediated by affect. Study 1's correlational study established the effect. Study 2's experience sampling approach demonstrated that compared to those low in TSC, those high in TSC experience higher levels of momentary affect even as they experience desire, an effect partially mediated through experiencing lower conflict and emotional distress. Study 3 found evidence for the proposed mechanism—that TSC may boost well‐being by helping people avoid frequent conflict and balance vice‐virtue conflicts by favoring virtues. Self‐control positively contributes to happiness through avoiding and dealing with motivational conflict.  相似文献

Socioemotional selectivity theory proposes that older adults emphasize emotional goals and interpersonal closeness to a greater extent than do younger adults, suggesting that holding social work-related values (SWVs) may be beneficial to older employees. This project aimed at examining two dimensions of SWVs, intrinsic and extrinsic SWVs, and tested whether age and work situation would moderate their effects on self-rated job performance. A cross-sectional survey (Study 1, N = 357) and a 14-day experience sampling study (Study 2, N = 77) were conducted among Chinese managerial employees. Study 1 showed that the direct effect of intrinsic SWVs on self-rated job performance was stronger in older employees than in younger employees. Study 2 demonstrated that older employees who valued intrinsic SWVs while being in social situations performed much better than when they did not value intrinsic SWVs but being in social situations; however such positive effect was not shown in younger employees. Findings of this project reveal that the effect of SWVs varies across locus of effect (intrinsic versus extrinsic), age, and work situation. Among older employees, the positive effect of intrinsic SWVs is more crucial than that of extrinsic SWVs on self-rated job performance. Findings of this project imply that intrinsically rewarding incentives would be more effective in motivating older employees to reach peak performance.  相似文献

Some conflicts are experienced as depleting and exhausting whereas others are experienced as stimulating and invigorating. We explored the possibility that the focus of perceived threat in conflict determines whether it produces taxing stress or vitalizing arousal. Studies 1 and 2 established that attending to threats to interests, relationships, and identities during interpersonal conflict differentially relates to motivational goals, empathy and perspective-taking, femininity, and a collectivistic self-construal. Study 2 also found that perceived threats to relationships are associated with lower challenge appraisals and energy mobilization. Studies 3 and 4 experimentally manipulated threats to different targets and demonstrated causal effects of threat perceptions on self-reported energy mobilization and the consumption of comfort foods. Taken together, these studies demonstrate that conflicts which threaten relationships are experienced as significantly more depleting than conflicts that threaten either tangible interests or elements of individuals' identities, and explain when, why and for whom conflict is exhausting.  相似文献

Following self-determination theory, this paper investigates the relations of employees’ perceptions of supervisors’ autonomy-supportive or controlling environments to their intrinsic or extrinsic work goals using both a field study and a computational dynamics model (Vancouver and Weinhardt in Org Res Methods 15(4):602–623, 2012), which is a recent and innovative technique. In Study 1, we did an empirical study with 128 employees over a half-year period and found that employees’ perceptions of supervisors’ autonomy-supportive environments satisfied employees’ basic psychological needs and promoted their intrinsic goals; controlling environments frustrated their basic needs and promoted their extrinsic goals. In Study 2, we used a system dynamics model to simulate the change in employees’ extrinsic goals, and the results showed that perceptions of supervisors’ autonomy-supportive environments related to the transformation of employees’ extrinsic goals. The study contributes by demonstrating that employees’ perception of supervisors’ environments could be a reason for employees’ different goal orientations, and it contributes by simulating the use of the dynamic process of goal transformation in research.

Two experimental studies using Elliot, Murayama, and Pekrun’s (Journal of Educational Psychology 103(3):632–648, 2011) differentiation between self-goals and task-goals, were conducted to examine the relative influence of achievement goals and motivational contexts on behavioral and emotional engagement. In Study 1, 133 college students were prompted to adopt self-goals (intrapersonal standards) or other-goals (performance standards) in one of two motivational contexts (autonomy-supportive or autonomy-suppressive) while playing a computer game. In Study 2, 129 college students performed the same assignment, this time adopting either other-goals or task-goals (absolute standards). Study 1 indicated that autonomy-support facilitated behavioral and emotional engagement in autonomy suppressive contexts, but self-goals merely promoted emotional engagement relative to other-goals. Study 2 replicated Study 1’s findings by showing that autonomy support promoted self-reported behavioral engagement and task-goals promoted emotional engagement but further revealed that only when task-goals were adopted in an autonomy-supportive context did they promote better behavioral engagement than other-goals. Thus, Study 2 highlighted the importance of the context in which the achievement goals were adopted (i.e., autonomy-supportive versus suppressive) as an important determinant of the outcome.  相似文献

We used latent profile analyses to understand how the different forms of motivation proposed by self-determination theory combine with each other and how they relate to some organizational factors (i.e., perceived organizational support and procedural justice) and well-and ill-being indicators (i.e., work engagement, quality of working life, work satisfaction, job anxiety, and burnout). The research draws upon quantitative data collected by means of a questionnaire that was administered to 328 employees (Study 1) and 521 employees (Study 2) from various French companies. Results revealed that workers characterized by the two most autonomous motivational profiles displayed higher levels of work engagement, quality of working life, and work satisfaction, and lower levels of burnout and job anxiety than those with low levels of autonomous motivation, and introjected and external regulations (Low AU/INR/EXR profile), and those with moderate levels of autonomous motivation, moderate to high levels of introjected regulation, and moderate levels of external regulation (Mod AU/INR/EXR profile in Study 1 and Mod AU–High INR–Mod EXR profile in Study 2). Of interest is that the High AU–Low INR/EXR and High AU/INR–Low EXR profiles did not differ on well- and ill-being. In addition, perceived organizational support and procedural justice were associated with a greater probability of belonging to the High AU–Low INR/EXR and High AU/INR–Low EXR profiles, taking the Low AU/INR/EXR profile as a referent. The present research contributes towards a better understanding of the links between workers’ motivational profiles and affective and organizational factors.  相似文献

Previous research has demonstrated that value‐congruent behaviour is increased after people have considered reasons for or against the value (since values typically lack cognitive support). The present research importantly extends these previous findings. Specifically, based on the reasoning that values can be categorised into different motivational types, it was predicted that considering reasons (i.e. providing cognitive support) for or against a specific value should increase behaviour that expresses a related value. Two studies provided strong support for this central prediction. In Study 1, participants who were asked to consider reasons for or against the values of honesty and loyalty were especially likely to engage in helping behaviour. In Study 2, participants who considered reasons for the value of helpfulness were especially likely to behave in an egalitarian manner (compared to participants who did not consider reasons, and participants who were merely primed with helpfulness). The implications of these findings for when and why considering reasons for a value influences value‐expressive behaviour, as well as some practical implications, are discussed.
