A laboratory experiment was used to determine the separate and joint effects of behaviors denoting supervisor trustworthiness on subordinate willingness to provide the supervisor with extra‐role efforts. Results indicate that a supervisor's demonstration of benevolence toward the subordinate outweighed the supervisor's work‐relevant ability and his or her benevolence toward the subordinate's peers in positively influencing subordinate willingness to provide the supervisor with extra‐role efforts. Also, benevolence toward the subordinate's peers moderated the effect of benevolence toward the subordinate, whereby benevolence toward the subordinate had a reduced positive effect when the supervisor was not benevolent toward the subordinate's peers.  相似文献

Much of the abusive supervision research has focused on the supervisor–subordinate dyad when examining the effects of abusive supervision on employee outcomes. Using data from a large multisource field study, we extend this research by testing a trickle‐down model of abusive supervision across 3 hierarchical levels (i.e., managers, supervisors, and employees). Drawing on social learning theory and social information processing theory, we find general support for the study hypotheses. Specifically, we find that abusive manager behavior is positively related to abusive supervisor behavior, which in turn is positively related to work group interpersonal deviance. In addition, hostile climate moderates the relationship between abusive supervisor behavior and work group interpersonal deviance such that the relationship is stronger when hostile climate is high. The results provide support for our trickle‐down model in that abusive manager behavior was not only related to abusive supervisor behavior but was also associated with employees’ behavior 2 hierarchical levels below the manager.  相似文献

We integrate and extend past work on self-determination theory and mixed relationships, or relationships characterized by both conflict and support, to address the question of how abusive supervision promotes subordinate organizational deviance. In so doing, we propose a mediated moderation model wherein abusive supervision and leader–member exchange interact to predict organizational deviance, with psychological need satisfaction mediating the effect of the interaction on organizational deviance. This hypothesized model was supported with multi-wave data collected from 260 employees. Notably, our model was supported after controlling for justice perceptions and organizational social exchange as alternative mediators. Theoretical and practical implications are discussed.  相似文献

Traditional leader–member exchange (LMX) research typically measures quality of exchange from the subordinate's or member's perspective—LMX(m). In this research, we propose a new construct, LMX(l), which reflects a supervisor's or leader's perception of the value delivered by his or her subordinate in the exchange relationship. Together, LMX(m) and LMX(l) are expected to provide a more complete picture of dyadic exchange quality. Our results indicate relatively modest convergence between the 2 perspectives on LMX. Both LMX(m) and LMX(l) were found to relate to specific currencies of exchange provided by each dyad partner, and agreement between the 2 was negatively associated with the frequency of supervisor–employee conflict. Implications for LMX theory and future research are discussed.  相似文献

This study examined the link between abusive supervision and subordinate supervisor‐directed deviance by focusing on the moderating role of traditionality and the mediating role of revenge cognitions directed towards supervisors. The results of analysing 283 supervisor–subordinate dyads in six private electronic companies and 222 supervisor–subordinate dyads in two state‐owned oil and gas companies in the People's Republic of China showed that abusive supervision was positively related to revenge cognitions directed towards supervisors and to supervisor‐directed deviance. In addition, traditionality moderated the above relationships such that they were stronger among low traditionalists than among high ones, while revenge cognitions mediated the main effect of abusive supervision and the interactive effect of abusive supervision and traditionality on supervisor‐directed deviance.  相似文献

Based on Cheng's differential leadership theory, we investigated the relationship between a subordinate's loyalty to a supervisor (SLS) and the supervisor's benevolent leadership in Chinese organizations. We also explored two moderators of this relationship, the supervisor's altruistic personality and perceived organizational support (POS). Using survey research, we collected data from supervisor‐subordinate dyads in Taiwan and made 167 valid observations. The results showed that SLS positively relates to the supervisor's benevolent behaviours; however, this relationship is diminished by the supervisor's altruistic personality and POS. That is, when the supervisor has a high level of altruistic personality or POS, the association of SLS with the supervisor's benevolent leadership is weaker.  相似文献

This study assessed longitudinal individual and crossover relationships between work‐family conflict and well‐being in the domains of work (job satisfaction) and family (parental distress) in a sample of 239 dual‐earner couples. The results revealed only longitudinal individual effects over a 1‐year period. First, high family‐to‐work conflict (WFC) at Time 1 was related to a high level of work‐to‐family conflict (WFC) 1 year later in both partners. Second, the wife's high level of FWC was related to her decreased job satisfaction 1 year later. Thus, the longitudinal effects identified supported normal causality, that is, work‐family conflict led to poor well‐being outcomes or increased perceived work‐family conflict later on. Longitudinal crossover effects from one partner to another were not observed within a 1‐year perspective.  相似文献

Self-serving attributional bias is the tendency for a subordinate to attribute personal (internal) cause for successful performance but to assign cause for failures to external factors. The actor-observed difference in attribution is the tendency for concerned observers (managers) of a subordinate's performance to attribute cause for the performance to factors internal to the subordinate, in direct opposition to the subordinate's external attribution for the same performance. This research investigated both phenomena. Twenty-four experienced managers served as manager/subjects in simulated appraisal situations. Subjects with prior work experience served as subordinate/subjects. Each manager participated in four separate simulated performance appraisals, under differing conditions of objective performance and work history, for a total of 96 interactions. The results revealed a strong self-serving bias on the part of subordinates. The results also strongly supported the notion of an actor-observer difference in performance attribution. Subordinates tended to attribute more externally and managers tended to attribute more internally (to the subordinate), regardless of performance level. The research also served to delineate and articulate the relationship between self-serving bias and actor-observer differences.  相似文献

Workplace family support has been regarded as a factor that helps reduce individuals' work to family conflict (WFC). How this support translates into families' functioning is still to be determined. In this study, we used a systems perspective to examine (a) how perceptions of workplace family support affect parental satisfaction and consequently reduce WFC and (b) how the perception of support affects partners' parental satisfaction and WFC in dual‐earner couples. A two‐wave dyadic data set of dual‐earner couples with preschool‐aged children (N = 90) was used, and the actor‐partner interdependence mediation model (APIMeM) was applied. Results showed that controlling for WFC, working hours, number and age of children, mothers' perceptions of workplace family support (time 1) had indirect effects, through mothers' parental satisfaction (time 1), on their own levels of WFC (time 2) as well as on their partners' levels of WFC (time 2). Fathers' perceptions of workplace family support (time 1) had a direct effect on fathers' parental satisfaction (time 1) and on fathers' WFC (time 2). These results suggest that in addition to boosting parental well‐being, perceptions of a supportive workplace may help reduce the level of WFC for both direct recipients of support and their partners, in particular when support is experienced by mothers, and when these mothers experience heightened parental satisfaction.  相似文献

Using boundary theory and conservation of resources theory, we examined how job incumbents’ perceptions of supervisor instrumental support and organizational segmentation support influence outcomes for both the incumbent and the spouse. First, we examined how supervisor instrumental support and organizational segmentation support shape incumbents’ perceived ability to flex work boundaries and thus affect their experience of family functioning and their organizational commitment. Second, we examine the effects of supervisor instrumental support and organizational segmentation support on spousal martial satisfaction and the spouse's commitment to the incumbent's employing organization as mediated through boundary flexibility and the spouse's perception of successful boundary management by the incumbent. Using a matched set of 503 subordinates and their spouses, this study found that both supervisor instrumental support and organizational segmentation support contribute to work boundary flexibility. Further, for the incumbent, family functioning and organizational commitment were enhanced through work boundary flexibility, whereas for the spouse, marital satisfaction and commitment to the incumbent's organization were enhanced through both incumbent work boundary flexibility and the spouse's perception of successful boundary management by the incumbent. We discuss the study's implications for theory, research, and practice while suggesting new research directions.  相似文献

Although work–family border and boundary theory suggest individuals' boundary characteristics influence their work–family relationship, it is largely unknown how boundary flexibility and permeability mutually influence work–family conflict and subsequent employee outcomes. Moreover, the existing work–family conflict research has been mainly conducted in the United States and other Western countries. To address these gaps in the work–family literature, the present study examines a moderated mediation model regarding how family boundary characteristics may influence individuals' work–family conflict and life satisfaction with a sample of 278 Chinese full‐time employees. Results showed that employees' family flexibility negatively related to their perceived work interference with family (WIF) and family interference with work (FIW), and both these two relationships were augmented by individuals' family permeability. In addition, WIF mediated the relationship between family flexibility and life satisfaction; the indirect effect of family flexibility on life satisfaction via WIF was stronger for individuals with higher family permeability. The theoretical and managerial implications of these findings are discussed.  相似文献

This paper provides a framework that elaborates on four conceptualizations of work‐family balance: additive spillover (unique effects of bi‐directional conflict and enrichment), multiplicative spillover (interactive effects of lower conflict with higher enrichment), balance satisfaction (one's attitude toward resource allocation across work and family roles) and balance effectiveness (one's interdependent self‐evaluation of meeting shared expectations across work and family roles). We describe the conceptual differences among these approaches and hypothesize how they operate differently in predicting work and family attitudes and performance. Relative weights analyses showed that additive spillover was the most important predictor of work attitudes (organizational commitment, job satisfaction, and turnover intent), followed by balance satisfaction and effectiveness. However, balance satisfaction and effectiveness together were the most important predictors of family satisfaction and job and family performance. Mediation tests revealed that unique and interactive effects of bidirectional conflict and enrichment related to work and family attitudes and performance indirectly through balance satisfaction and effectiveness. We discuss implications of these findings and offer suggestions to guide future research and theory on work‐family balance.  相似文献

Job satisfaction is one of the most frequently studied outcomes in the work–family conflict literature. This study extends the previous research examining the unique effects of work interfering with family (WIF) and family interfering with work (FIW) on job satisfaction by (1) controlling for family, personal, and job characteristics of dual‐earner couples, (2) employing cross‐sectional and longitudinal methods, and (3) predicting job satisfaction with a spousal rating of the target's WIF. Consistent with previous research, WIF was related to job satisfaction cross‐sectionally for men and women, and this effect existed beyond negative mood, job autonomy and monotony, and FIW. When predicting a change in job satisfaction a year later, and when using spouse rating of the target's WIF, WIF was predictive of women's job satisfaction but not men's, which is consistent with gender role theory. The fact that WIF predicted job satisfaction for women beyond affective and job characteristic variables, over time, and with non‐self reported measures, provides more confidence in this directional relationship than could previously be assumed. Societal and managerial implications are discussed.  相似文献

This study analyzed the division of domestic labor as a relational phenomenon. Using structural equation modeling with data of dual‐earner couples from Austria, Germany, and Switzerland (N = 389), actor and partner effects of perceived distributive and procedural justice in the division on relationship satisfaction were investigated. Experience of relationship conflict was considered as possible mediator between perceived justice and relationship satisfaction. Results with actor effects indicate that perceived justice is relevant only to wives' but not to husbands' relationship satisfaction. Results with partner effects, however, show that wives' perceived justice is associated with husbands' relationship satisfaction through the relationship conflict experienced by husbands. Altogether, this study illustrates the importance of considering the relational character of the division of domestic labor.  相似文献

Based on attachment theory, this study developed a theory‐based model of heterosexual relationship functioning that examined both proximal and distal factors and both actor and partner effects. A particular focus was on the underexplored issue of double‐mediated effects between attachment orientation and relationship satisfaction. Data were collected from a community sample of 95 cohabiting and married couples with a mean age of 39.30 years. Participants completed measures of attachment, commitment, provision of partner support, trust, intimacy, destructive conflict management, and relationship satisfaction. The hypothesized model was largely supported. The association between attachment orientation and relationship satisfaction was mediated through a series of actor and partner variables. No gender differences were found across actor paths; however, differences were found in partner effects for men and women. The model has important implications for relationship researchers and practitioners.  相似文献

The purpose of the present study is to examine the crossover effects from one partner's work–family interface (work–family conflict [WFC] and work–family enrichment [WFE]) to the other partner's four outcomes (psychological strain, life satisfaction, marital satisfaction and job satisfaction) in a sample of Chinese dual‐earner couples. Married couples (N = 361) completed a battery of questionnaires, including the work–family interface scale, the psychological strain scale, the life, marital, as well as job satisfaction scale. Results from the actor–partner interdependence model (APIM) analyses showed that wives' WFE was negatively associated with husbands' psychological strain, and positively associated with husbands' life, marital and job satisfaction. Furthermore, husbands' WFC was negatively related to wives' marital satisfaction, whereas husbands' WFE was positively related to wives' marital satisfaction. Theoretical and practical implications were discussed, and future research directions were provided.  相似文献

Using a sample of married individuals employed full-time (N = 1,117), this study examined the mediating effects of constructive and destructive communication between partners on the relationship between work–family conflict and marital satisfaction. Results from structural equation modeling revealed that work–family conflict was significantly and negatively related to marital satisfaction. This relationship became insignificant when constructive and destructive communication were added to the model, evidence for full mediation. This was confirmed with Sobel’s test for mediation. Results suggest that teaching communcation skills may be a potent point of intervention for couples who experience high levels of work–family conflict.  相似文献

Juggling the demands of both work and family has become increasingly difficult, especially for dual‐earner households; nevertheless, families have developed strategies to deal with work‐family challenges. This paper uses couple level analyses (APIM models) with 100 dual‐earner couples to provide insight about partners' mutual influence on the use of work‐family coping strategies. The results show that women's use of coping strategies is more associated with work‐family conflict and work‐family enrichment than men's coping. In addition, using partner coping, having a positive attitude towards multiple roles, using planning and management skills and avoiding having to cut back on professional responsibilities is associated with better outcomes (more enrichment and less conflict). Surprisingly, the use of childcare facilities is associated with women's conflict and partner effects were only found concerning the use of management and planning skills. These skills, however, have distinct effects for men and women's outcomes: their use by men reduces their own conflict but increases their wives', while their use by women decreases their own conflict and increases their own and their partner's enrichment. These results point to the fact that gender roles continue to be a hallmark of work‐family issues. Our design and results point out the need for new interventions that take couple interdependences into account.  相似文献

This study examines factors that influence the severity of discipline administered to a subordinate information gatekeeper who is guilty of covering up an event and concealing and distorting information. Undergraduate business students read one of eight versions of a case depicting faulty upward communication, in which three variables-the superior-subordinate dependency relationship, the subordinate's motivation, and the subordinate's remorse-were manipulated. Unethicality of the offense was evaluated to be quite high across all experimental conditions, yet mild discipline was recommended when the superior was highly dependent on his subordinate and when the subordinate acted out of altruism for his superior. Probability of reoccurrence of the infraction was judged lowest when the offending subordinate displayed remorse. These findings are interpreted as representing a pragmatic orientation toward discipline based on perceived costs or benefits to the administrator. Conditions that increase the vulnerability of decision-makers to faulty upward communication are discussed.  相似文献

So far, relationship research has only considered an intrapersonal perspective on links between adult attachment, conflict resolution and relationship satisfaction. This study investigated the mediating effects of partner‐reported conflict resolution styles among the attachment dimensions of avoidance and anxiety, and relationship satisfaction in a sample of 207 heterosexual couples. Dyadic and structural aspects of mediation were tested using the Actor–Partner Mediator Model with latent variables. Few significant partner‐related meditational pathways were found indicating compensating effects of positive problem solving and compliance. More frequent positive problem solving could improve relationship satisfaction, even when the partner showed higher scores on anxious attachment. In addition, the use of compliance could suppress the negative effects of attachment avoidance on partner's relationship satisfaction. Copyright © 2011 John Wiley & Sons, Ltd.  相似文献
