Effects of Organizationally Endorsed Coaching on Performance and Validity of Situational Judgment Tests 下载免费PDF全文

There is growing interest in organizationally provided or organizationally endorsed coaching. However, little is known about the effects of such coaching on test scores in operational settings. This study reports on an examination of such a program in the context of the use of a situational judgment test (SJT) for medical school admissions. We examine the effects of multiple types of coaching methods on SJT scores and on their construct‐related and predictive validities. Results suggest that (1) commercial coaching techniques may not be as effective as previously thought, whereas organizationally provided methods may be more effective, and that (2) the criterion‐related validity of the SJT scores is not degraded by the availability of coaching. Generally, this study illustrates that concerns about potential unfairness of coaching can be countered by making effective coaching available to all examinees, in the form of organizationally endorsed coaching. 相似文献

Managerial coaching is currently seen as an effective leadership practice facilitating learning process of the employees for performing better and being more effective in organizations. This article builds on recent research on the importance of the managerial coaching by empirically investigating the effects of a cognitive-behavioral coaching programme over mid-level managers. Due to the similarities between managerial coaching behaviors and transformational leadership behaviors, we have adopted the transformational leadership model as theoretical framework for evaluating management behaviors. The study used a pre-posttest approach to test the effects of the coaching program especially designed for 23 mid-level managers having as responsibility the supervision of production teams in a multinational organization. The major aims of the program consisted of: developing managerial coaching skills, assertive communication skills, motivation of subordinates. Overall, the analysis of results elicited an increase of scores in the leadership behavior dimensions measured by multifactor leadership questionnaire that are part of the managerial coaching skills. Besides, the effectiveness perceived as an indicator of performance was significantly higher upon completion of the coaching program. Findings suggest that coaching, as a professional development method, has great potential to contribute to the managerial behaviors that facilitate development at subordinate level, as they are captured by some transformational and transactional scales. Such knowledge can be informative for practitioners as well in developing effective managers and leaders and understanding and managing employee attitudes and behaviors in organizations. 相似文献

Although the evidence for the use of situational judgment tests (SJTs) in high‐stakes testing has been generally promising, questions have been raised regarding the potential coachability of SJTs. This study reports the first examination of the effects of coaching on SJT scores in an operational high‐stakes setting. We contrast findings from a simple comparison of SJT scores for coached and uncoached participants (posttest only) with three different approaches to deal with the effects of self‐selection into coaching programs, namely using a pretest as a covariate and using two different forms of propensity score‐based matching using a wide range of variables as covariates. Coaching effects were estimated at about 0.5 SDs. The implications for the use of SJTs in high‐stakes settings and for coaching research in general are discussed. 相似文献

In all 102 participants completed 2 intelligence tests, a self-estimated domain-masculine (DMIQ) intelligence rating (which is a composite of self-rated mathematical–logical and spatial intelligence), a measure of self-esteem, and of self-control. The aim was to confirm and extend previous findings about the role of general intelligence and gender identity in self-assessed intelligence. It aimed to examine further correlates of the Hubris-Humility Effect that shows men believe they are more intelligent than women. The DMIQ scores were correlated significantly with gender, psychometrically assessed IQ, and masculinity but not self-esteem or self-control. Stepwise regressions indicated that gender and gender role were the strongest predictors of DMIQ accounting for a third of the variance. 相似文献

The article presents a new approach to the psychological assessment of intellectual abilities, which is based on the new theory of human intelligence. The main shortcomings of conventional intelligence tests are briefly discussed. The nine methodological and procedural principles, which form this approach, are considered along with the examples of new intelligence tests. According to these principles, new intelligence tests should examine psychological mental context generated by an individual himself or herself. They should also have an “open character”, evaluate the basis of intelligence, and allow both retrospective and prospective assessment. New tests of intellectual abilities should not evaluate psychological functions (e.g., memory or attention) and mental speed, and they should not be very long and time-consuming. g is a highly general capability for processing complex information of any type. This explains its great value in predicting job performance. Complexity is the major distinction among jobs, which explains why g is more important further up the occupational hierarchy. The predictive validities of g are moderated by the criteria and other predictors considered in selection research, but the resulting gradients of g's effects are systematic. The pattern provides personnel psychologists a road map for how to design better selection batteries. Despite much literature on the meaning and impact of g, there nonetheless remains an aura of mystery about where and why g cognitive tests might be useful in selection. The aura of mystery encourages false beliefs and false hopes about how we might reduce disparate impact in employee selection. It is also used to justify new testing techniques whose major effect, witting or not, is to reduce the validity of selection in the service of racial goals. 相似文献

There is evidence at the individual level that alcohol consumption and IQ are positively related: individuals with higher IQ scores tend to consume relatively more alcohol than those with lower IQs. This paper empirically tests whether this relationship holds at the national level. Using national IQ measures and data on per capita alcohol consumption, we test whether higher-IQ countries on average also have higher levels of per capita beer and wine consumption. Based on regression analysis for a sample of 99 countries, the data do not reject the hypothesis that, other factors held constant, higher IQ predicts higher levels of per capita alcohol consumption at the national level. 相似文献

Parental emotion coaching involves acknowledging and validating children’s feelings, as well as guiding them on how to manage intense or negative feelings. Although parental emotion coaching has been identified as a potentially important factor for children’s emotional development, research into this topic is scant. The present study examined whether maternal emotion coaching can play a mediational role between family risk (i.e. economic disadvantage, family stress, and maltreatment) and emotion regulation in preschoolers. Seventy-four preschoolers, aged 46–58 months, and their maternal caregivers participated in an observational laboratory study, including a narrative task in which mothers and children reminisced about a mildly upsetting event. We coded these conversations for maternal emotion coaching behaviors with the Family Emotional Communication Scoring System. A family risk score was obtained via the Family Events Checklist and demographic data. We measured children’s emotion regulation with the Emotion Regulation Checklist. Increased family risk was associated with both reduced child emotion regulation and reduced maternal emotion coaching. Maternal emotion coaching partially mediated the relation between family risk and child emotion regulation, in particular child emotional lability. The findings support further research into the possibilities of training mothers in high risk families in emotion coaching skills in order to foster their children’s emotional development. 相似文献

We examine whether children with early unilateral brain injury show an IQ decline over the course of development. Fifteen brain injured children were administered an IQ test once before age 7 and again several years later. Post-7 IQ scores were significantly lower than pre-7 IQ scores. In addition, pre-7 IQ scores were lower for children with larger lesions, but children with smaller lesions and higher pre-7 IQ scores showed a greater IQ decline over time. These findings suggest that the cognitive outcomes of children with early lesions, particularly those with relatively small lesions, change over the course of development. 相似文献

Tests can be used either diagnostically (i.e., to confirm or rule out the presence of a condition in people suspected of having it) or as a screening instrument (determining who in a large group of people has the condition and often when those people are unaware of it or unwilling to admit to it). Tests that may be useful and accurate for diagnosis may actually do more harm than good when used as a screening instrument. The reason is that the proportion of false negatives may be high when the prevalence is high, and the proportion of false positives tends to be high when the prevalence of the condition is low (the usual situation with screening tests). My first aim of this article is to discuss the effects of the base rate, or prevalence, of a disorder on the accuracy of test results. My second aim is to review some of the many diagnostic efficiency statistics that can be derived from a 2 × 2 table, including the overall correct classification rate, kappa, phi, the odds ratio, positive and negative predictive power and some variants of them, and likelihood ratios. In the last part of this article, I review the recent Standards for Reporting of Diagnostic Accuracy guidelines (Bossuyt et al., 2003) for reporting the results of diagnostic tests and extend them to cover the types of tests used by psychologists. 相似文献

In this ecological study, a robust negative correlation of r = ? .62 (P < .01) is reported between national IQs and consanguinity as measured by the log10 transformed percentage of consanguineous marriages for 72 countries. This correlation is reduced in magnitude, when IQ is controlled for GDP per capita (r = ? .41, P < .01); education index (r = ? .40, P < .01); and democracy index (r = ? .42, P < .01). Multiple regression analysis revealed that in the absence of the democracy index; percentage consanguineous marriages, education index and GDP per capita all exhibited stable final standardized β coefficients, however consanguinity had the least impact (β = 0, P > .05) whereas GDP per capita had the highest (β = .35, P > .01). This result is interpreted in light of cultural feedback theory, whereby it is suggested that consanguinity could subtly influence IQ at larger scales as a result of small IQ handicaps bought about through inbreeding being amplified into much larger differences through their effect on factors that maximize IQ such as access to education and adequate nutrition. Finally, consideration is given to future potential research directions. 相似文献
