This study aimed to explore the moderating effect of role ambiguity and role conflict on the relationship between work engagement and affective organisational commitment. Using convenience sampling, a final sample of 179 IT-specialists of services companies in southern Spain was obtained. Moderation analyses were performed using the hierarchical regressions and bootstrapping method (Bias-Corrected confidence intervals). Results showed that work engagement was positively related to affective commitment while role ambiguity and role conflict were negatively related to it. However, only role conflict moderated the relationship between work engagement and affective commitment. That is, at high levels of role conflict, IT-specialists perceiving higher levels of work engagement reported lower levels of affective commitment. This study highlights the hindrance effect of role conflict on one of the most important consequences of work engagement: affective commitment with the organisation. An adequate definition of role and positions could help to reduce the levels of role conflict, increasing the emotional bond to the organisation.  相似文献

In this three-wave study (N = 288), we examined whether job crafting intentions and work engagement led to actual job crafting behaviours and, in turn, to higher levels of prospective work engagement and job performance. We used the Job Demands-Resources model as a theoretical framework and defined job crafting as the self-initiated changes that employees make in their job demands and resources. One month after reporting their job crafting intentions, respondents rated their actual job crafting behaviours. Again one month later, they rated their levels of work engagement, in-role performance, and organizational citizenship behaviour towards individuals (OCBI). Results of structural equation modelling showed that job crafting intentions and work engagement significantly related to actual job crafting, which, in turn, related to higher levels of work engagement, while controlling for job characteristics. Results further showed that engaged employees performed better on their in-role tasks but did not perform more OCBIs. The findings suggest that employees can increase their own work engagement and job performance through job crafting.  相似文献

By utilizing a 2-year longitudinal design, the present study investigated the experience of work engagement and its antecedents among Finnish health care personnel (n = 409). The data were collected by questionnaires in 2003 (Time 1) and in 2005 (Time 2). The study showed that work engagement—especially vigor and dedication—was relatively frequently experienced among the participants, and its average level did not change across the follow-up period. In addition, the experience of work engagement turned out to be reasonably stable during the 2-year period. Job resources predicted work engagement better than job demands. Job control and organization-based self-esteem proved to be the best lagged predictors of the three dimensions of work engagement. However, only the positive effect of job control on dedication remained statistically significant after controlling for the baseline level of work engagement (Time 1).  相似文献

This study investigates whether crafting of job demands and resources relates positively to extra-role behavior (i.e. contextual performance and creativity) through work engagement and flourishing. We collected data from 294 employees and their supervisors regarding employees' contextual performance and creativity. Results show that seeking resources had a positive indirect relationship with contextual performance through work engagement, and with creativity through work engagement and flourishing. Reducing demands had negative indirect relationships with both contextual performance and creativity through work engagement. We conclude that particularly seeking resources has important implications for extra-role behavior and discuss the practical implications of these findings.  相似文献

Socioanalytic theory postulates that job performance ratings are predicted by basic social motives moderated by social competency. The two motives are the motive to get along with others and the motive to achieve status and power. The present two-study investigation assessed these motives as work values and collected supervisors' job performance and promotability assessments. Social competency was assessed as political skill at work. The results provided strong and consistent support for the hypotheses, thus providing a more direct test of socioanalytic theory and extending it to demonstrate effects beyond overall job performance ratings on contextual performance and promotability assessments. Contributions and implications of these results, strengths and limitations, directions for future research, and practical implications are discussed.  相似文献

Although past research has demonstrated a link between personality and job performance, potential enabling factors of this relationship have yet to be explored comprehensively. We hypothesized that perceptions of work climate, specifically relationship dimensions—cohesion, supervisor support, and job involvement—might be the mechanism through which the relationship between personality and job performance can be explained. Two hundred and thirty Australian employees completed an online survey measuring personality, relationship dimensions of work climate (job involvement, coworker cohesion, and supervisor support) and job performance. Results revealed that the relationship dimensions of work climate fully mediated the relationship between agreeableness and job performance, and extraversion and job performance, while the relationship between neuroticism and job performance was partially mediated by relationship dimensions of work climate. Supervisor support primarily accounted for this mediated effect for the neuroticism–job performance relationship, whereas for extraversion only job involvement explained significant unique variance. Our findings suggest that the relationship of agreeableness, extraversion, and neuroticism with job performance is indirect, and perceptions of the work environment itself play a role in this relationship. This implies that organizations should consider the work environment, in addition to personality during selection procedures. Future research should examine whether different levels of work environment dimensions, foster greater job performance in employees.  相似文献

This study investigates the direct and moderating effects of Chinese work values and organizational commitment on the stress‐job performance relationship. Chinese work values are the work‐related Confucian values of Chinese societies, and include collectivism, hardworking, endurance, and harmonious social relationships (guanxi). A three‐component (affective, continuance, and normative) conception of commitment (Meyer & Allen, 1991) is used. A self‐administered questionnaire survey collected data from two samples of Hong Kong employees during 2001. These samples included 386 (197 males, 179 females, 10 unidentified) and 145 (51 males, 94 females) respondents. The purpose of recruiting two samples was to replicate the stress‐performance relationship in a Chinese setting to enhance generalization of the results. The results consistently revealed that sources of pressure and self‐rated job performance were negatively related. Furthermore, organizational commitment and Chinese work values were positively related to job performance. A series of hierarchical regressions, while controlling for age, tenure, and job level, revealed that Chinese work values and organizational commitment were significant stress moderators. Chinese work values were found to be significant moderators of the stress‐performance relationship in both samples. However, those values only safeguarded performance when work stress was low or moderately high. When work stress was very high, employees with high levels of Chinese work values reported lower job performance. Organizational commitment, in contrast, protected employees from the negative effects of stressors and moderated the stress‐performance relationship in a positive direction, but for the first sample only. The implications of the study are that it is essential to nourish work values among employees and cultivate employees' commitment to their organizations. However, in very high stress situations, it is more appropriate to alter the work environment to reduce stressors at work, in order to enhance job performance. Cette étude visait à examiner les effets directs et modérateurs des valeurs de travail chinoises et de L'engagement organisationnel sur les relations entre le stress et la performance. Dans la présente étude, les valeurs de travail chinoises impliquent les valeurs confucéennes reliées au travail, lesquelles sont communément acceptées dans les sociétés chinoises. Elles comprennent le collectivisme, L'ardeur au travail, L'endurance et les relations sociales harmonieuses (guanxi). Une conception tripartite de L'engagement (Myers et Allen, 1991) fut utilisée. Celle‐ci inclut L'affectivité, la continuité et L'engagement normatif. Les données furent recueillies auprès de deux échantillons d'employés de Hong Kong, durant un intervalle de 7 mois, en 2001. Pour chaque échantillon, 386 (197 hommes et 179 femmes) et 145 (51 hommes et 94 femmes, 10 non identifiés) répondants, respectivement, ont complété un questionnaire d'enquête autorapporté. Le but de recruter deux échantillons était d'examiner les relations stress‐performance dans deux milieux chinois afin d'augmenter la générabilité des résultats. Les résultats révèlent que les sources de pression et la performance rapportée sont négativement associées. De plus, L'engagement organisationnel et les valeurs de travail chinoises sont positivement liés à la performance. Une série de régressions hiérarchiques, en exerçant un contrôle sur L'âge, le poste et le niveau d'emploi, révèlent que les valeurs de travail chinoises et L'engagement organisationnel sont des modérateurs significatifs du stress. Les valeurs de travail chinoises sont des modérateurs significatifs des relations entre le stress et la performance pour les deux échantillons. Cependant, elles favorisent la performance seulement lorsque le stress au travail est faible ou modérément élevé. Quand le stress au travail est très élevé, les employés dont les valeurs de travail chinoises sont fortes rapportent des niveaux plus faibles de performance. Concernant L'engagement organisationnel, celui‐ci protège les employés des effets négatifs des stresseurs et il modère la relation stress‐performance dans une direction positive, pour le premier échantillon seulement. Sur le plan des implications, cette étude soulève qu'il est essentiel de nourrir les valeurs de travail chez les employés et de cultiver L'engagement dans leurs organisations. Cependant, dans des situations hautement stressantes, il serait davantage approprié de modifier L'environnement de travail pour réduire les stresseurs, afin d'améliorer la performance des employés. Este estudio se propone investigar los efectos directos y moderadores de los valores chinos hacia el trabajo y el compromiso con la organización sobre las relaciones entre estrés y rendimiento en el trabajo. En este estudio, los valores chinos hacia el trabajo se refieren a los valores de Confucio relativos al trabajo, aquéllos sobre los que existe acuerdo entre las sociedades chinas, que incluyen el colectivismo, la dedicación al trabajo, la resistencia y las relaciones sociales armoniosas (guanxi). Se empleó una concepción de compromiso formada por tres componentes (Meyer & Allen, 1991), que incluye el compromiso afectivo, continuo y normativo. Se recogieron datos de dos muestras de empleados de Hong Kong con 7 meses de intervalo entre una y otra durante el 2001, de 386 (197 hombres, 179 mujeres, 10 no identificados) y 145 (51 hombres, 94 mujeres) respectivamente, mediante el empleo de un cuestionario auto‐administrado. La razón por la que se reclutó dos muestras fue llevar al cabo una réplica de las relaciones entre estrés y rendimiento en un contexto chino, para mejorar la generalidad de los resultados. Es más, se encontró una relación positiva entre compromiso con la organización y rendimiento en el trabajo. Los resultados de una serie de regresiones jerárquicas, después de controlar la edad, definitividad y jerarquía, revelaron que los valores chinos hacia el trabajo y el compromiso con la organización moderaban de manera significativa las relaciones entre estrés y rendimiento. Se encontró que los valores chinos hacia el trabajo moderaban de manera significativa las relaciones entre estrés y rendimiento en ambas muestras. No obstante, los valores chinos hacia el trabajo salvaguardan el rendimiento sólo cuando el estrés es bajo o moderadamente alto. Cuando el estrés en el trabajo es muy alto, los empleados con niveles altos de valores chinos manifiestan bajo rendimiento. Respecto al compromiso con la organización, éste protege a los empleados de los efectos negativos de los estresores y modera la relación entre estrés y rendimiento en una dirección positiva, pero sólo para la primera muestra. Las implicaciones de este estudio son: es esencial fomentar los valores hacia el trabajo entre los empleados y cultivar su compromiso para con sus organizaciones. Sin embargo, bajo situaciones de estrés extremo, será más apropiado alterar el ambiente laboral para reducir los estresores, y así mejorar el rendimiento en el trabajo.  相似文献

Even though it has been over 20 years since Spence and Robbins (1992) first showed perfectionism and workaholism to be closely related, the relationship between perfectionism and workaholism is still under-researched. In particular, it has remained unclear why perfectionism is linked to workaholism. Using data from 131 employees, this study—examining self-oriented and socially prescribed perfectionism—investigated whether intrinsic–extrinsic work motivation could explain the positive relationship between perfectionism and workaholism. Whereas socially prescribed perfectionism was unrelated to workaholism, self-oriented perfectionism showed a positive correlation with workaholism. Furthermore autonomous (integrated and identified regulation) and controlled (introjected and external regulation) work motivation showed positive correlations. However, when all predictors were entered in a regression analysis, only self-oriented perfectionism, identified regulation, and introjected regulation positively predicted workaholism. In addition, a mediation analysis showed that identified and introjected regulation fully mediated the effect of self-oriented perfectionism on workaholism. The findings suggest that high levels of work motivation explain why many self-oriented perfectionists are workaholic.  相似文献

Based on Greenhaus and Powell's (2006) theory of work–family enrichment and the job demands-resources (JD-R) model of work engagement (Bakker & Demerouti, 2008), this study focused on the family-to-work enrichment process by investigating the effect of family mastery on work engagement in a Chinese context. A sample of 279 Chinese female nurses completed questionnaires in a two-wave longitudinal survey. With a cross–lagged analysis, the results indicated that family mastery at Time 1 had a significant positive effect on work engagement at Time 2. Furthermore, the relationship between family mastery and work engagement was stronger in a context of high (vs. low) job demand. These findings suggested that resource generated in family could directly help people stay engaged in the workplace, particularly under stressful working conditions. Our findings have expanded the JD-R model of work engagement and bridged it with theory of work–family enrichment. Implications for theory and practices are discussed.  相似文献

A great deal of research examining work attitudes has shown that they are related to important employee behaviors. Most of this research has parsed attitudes into ever more refined assessments of specific features of the work environment. Although this research has yielded valuable insights, for practical, theoretical, and empirical reasons we argue that an examination of a more global evaluative summary of the work environment is needed. In the present study we develop, conceptualize, and provide empirical evidence for a global work attitude construct called Core Work Evaluation (CWE). The conceptual foundation for CWE is drawn from classic and modern theory on attitudes and attitude formation. To test our theoretical assertions we follow recent recommendations for the development of higher order constructs in a series of three empirical studies. The results found that CWE: (1) explains meaningful shared variance across the more specific indicators (job satisfaction, organizational commitment, and work engagement) that is not merely the result of common method variance, (2) is distinguishable from nonevaluative features of the work environment and stable individual differences, and (3) predicts important work-related outcomes above and beyond its constituent indicators. Overall the results provided evidence of the viability of the CWE construct.  相似文献

Work passion is an important determinant of work performance. While harmonious work passion (HWP) shows its consistent predictive value, obsessive work passion (OWP) appears to have a mixed relationship with work performance. To address this puzzle, we integrate research on OWP and emotional exhaustion with conservation of resources (COR) theory. Specifically, we argue that OWP determines emotional exhaustion, whose relationship with work performance is attenuated by leader-member exchange (LMX). By conducting a field study with a sample of 262 US employees, we found supportive evidence, even when controlling for psychological detachment from work. The findings somewhat reconcile the inconsistent results about OWP and work performance in the literature, shed light on research on work passion, LMX, and emotional exhaustion, and provide implications for managerial practice.  相似文献

This study examined the dynamic interplay among job demands, job control, and work self-determination in order to predict burnout dimensions. A three-way interaction effect was found between job demands, job control and work self-determination in predicting each dimension of burnout (emotional exhaustion, depersonalization, and personal accomplishment). Overall, results showed that job control moderates the unhealthy effects of job demands in predicting emotional exhaustion and depersonalization only for employees with high levels of work self-determination. In addition, job control increases the relation between job demands and the sense of personal accomplishment only for employees with high levels of work self-determination. These results are discussed in light of the Job Demand-Control model.  相似文献

This two-wave study aimed to examine future time perspective (FTP) as an antecedent of job crafting, and in turn job crafting as a mediator in associations between FTP and work outcomes. Based on the lifespan socio-emotional selectivity theory, we expected that open-ended and limited FTP would evoke different forms of job crafting, which in turn would be associated with changes in work engagement and job performance. In line with our expectations, we found that employees whose open-ended FTP increased over a 1-year time period also crafted more job resources and challenging job demands such that their job provided them with more opportunities for knowledge acquisition, which in turn resulted in increased levels of work engagement and job performance. However, contrary to our expectations, employees whose limited FTP increased over the 1-year time period did not proactively reduce their hindering job demands. Hence, although crafting fewer hindering job demands was directly related to decreased levels of work outcomes as expected, we found no indirect effect of changes in limited FTP on changes in work engagement and performance via changes in this job crafting behaviour. These findings have important implications for the literature on job crafting and FTP.  相似文献

This study aimed to examine the importance of value congruence in work engagement and to extend the previous literature by investigating the potential mediating effects of autonomous and controlled motivation in this relationship. The Perceived Value Congruence, Autonomous and Controlled Motivation and Work Engagement scales were administered to 767 teachers in Mainland China. Correlation analysis revealed that value congruence, autonomous and controlled motivation and work engagement were significantly correlated with each other. Furthermore, structural equation modeling (SEM) analysis showed that value congruence exerted its indirect effect on teacher’s work engagement through the mediating effect of autonomous and controlled motivation. These findings provide a new perspective to explain the complex association between value congruence and work engagement. The possible explanations and the research limitations are discussed.  相似文献

This study investigated the role of career competencies as a mediator in the Job Demands — Resources model. Structural equation modeling with data from 305 young employed persons aged 16–30 years showed that career competencies are positively related to job resources and work engagement, but not to job demands and emotional exhaustion. Furthermore, career competencies had a partially mediating effect on the relationship between job resources and work engagement, and job resources had a partially mediating effect on the relationship between career competencies and work engagement. These findings suggest that career competencies may act in a similar way as personal resources in fostering work engagement. Our results underline the importance of combining research on job design and career development, and suggest that career competencies may have a role in stimulating employee wellbeing. Career counselors and HR programs may benefit from this insight by simultaneously increasing job resources and career competencies to increase employee wellbeing.  相似文献

We concur with the authors of the focal article that engagement is a critical topic at work, and we welcome the questions posed in this article. Nevertheless, we advocate a stronger link between engagement research and existing research and theory about active psychological states, including that discussed in the topic domains of job design/empowerment, leadership, and proactivity/job crafting. We outline the advantages of embedding engagement in a wider nomological net. We also advocate closer attention to type of work performance that is prompted and sustained by engagement, as well as considering how both context and individual differences moderate the link between engagement and performance. We suggest there is more to learn about how, when, and why engagement influences specific aspects of performance.  相似文献

This longitudinal study of 195 young workers responds to calls for the study of healthy work at discrete life stages. Based on social cognitive and affective events theories and using structural equation modeling, results indicated that both perceived job self-efficacy and job-related affect fully mediate the relationship between interpersonal work conflict at time 1 and the outcomes of job performance and health at time 2. Furthermore, job-related affect mediates the relationship between intrinsic job characteristics at time 1 and job performance and health at time 2. Finally, young workers’ job performance at time 2 was directly predicted by perceptions of intrinsic work quality at time 1. Practical implications of these findings and suggestions for future research are also discussed.  相似文献

Focus on opportunities is a cognitive-motivational facet of occupational future time perspective that describes how many new goals, options, and possibilities individuals expect to have in their personal work-related futures. This study examined focus on opportunities as a mediator of the relationships between age and work performance and between job complexity and work performance. In addition, it was expected that job complexity buffers the negative relationship between age and focus on opportunities and weakens the negative indirect effect of age on work performance. Results of mediation, moderation, and moderated mediation analyses with data collected from 168 employees in 41 organizations (mean age = 40.22 years, SD = 10.43, range = 19–64 years) as well as 168 peers providing work performance ratings supported the assumptions. The findings suggest that future studies on the role of age for work design and performance should take employees’ focus on opportunities into account.  相似文献

The objective of the study is to explore the relationship of authentic leadership with work engagement and organizational citizenship behaviors (OCB) in military units, measuring the mediating effect of personal identification with the leader and social identification with the military unit. We used the Structural Equation Modeling (SEM) technique to analyze data from a sample of 225 Spanish military troops. The results showed that social identification with the military unit influenced the relationship of authentic leadership with the outcome variables.  相似文献
