The authors examined how an applicant's handshake influences hiring recommendations formed during the employment interview. A sample of 98 undergraduate students provided personality measures and participated in mock interviews during which the students received ratings of employment suitability. Five trained raters independently evaluated the quality of the handshake for each participant. Quality of handshake was related to interviewer hiring recommendations. Path analysis supported the handshake as mediating the effect of applicant extraversion on interviewer hiring recommendations, even after controlling for differences in candidate physical appearance and dress. Although women received lower ratings for the handshake, they did not on average receive lower assessments of employment suitability. Exploratory analysis suggested that the relationship between a firm handshake and interview ratings may be stronger for women than for men. The authors examined differences in criterion‐related validity estimates among ratings from individual interviewers and interview panels within a structured interview. Senior non‐commissioned officers (NCOs) in the U.S. Army (N=64) conducted panel interviews with 944 junior NCOs during a concurrent validation project. Analysis of the data revealed considerable variation in interviewer validity coefficients in relation to multiple performance criteria. Results also indicated the importance of adopting a multivariate perspective when evaluating interviewer validity differences in that the amount of variation in validity coefficients differed both by interview dimension and criterion. A similar pattern of findings emerged when analyses were performed on ratings averaged within interview panel. Nonetheless, when meta‐analysis was used to estimate the amount of true variance in interviewer‐ and panel‐level validity coefficients, most or all of the variance for some interview‐criterion combinations appeared to be due to statistical artifacts.  相似文献

This research investigated empirical issues regarding the validity of individual interviewers'( N = 62) ratings collected after a structured interview. Each interviewer rated an average of 25 interviewees. One hypothesis examined but not supported was that systematic interviewer errors will attenuate interview validity when data are aggregated across interviewers. Also investigated was the validity of ratings averaged across interviewers compared to consensus ratings; consensus ratings were shown to have significantly but probably not practically higher validities. Third, a meta-analysis of individual interviewer validities revealed that all of the variance in validities could be attributed to sampling error. Results and implications are discussed.  相似文献

The effects of pregnancy on hiring decisions during employment interviews are examined in a United States sample of 210 undergraduate business school students at a Midwestern university. A pregnant applicant was compared to a non-pregnant applicant with identical credentials and interview performance to explore any differences in interviewer ratings of qualifications and hiring by having participants view videotaped interviews. Results show that in spite of being viewed as equally qualified and well-suited for the job, the pregnant applicant received significantly lower hiring recommendation ratings. The pregnant applicant was also rated as more likely to need time off, miss work and quit compared to the non-pregnant applicant, indicating a concern about absenteeism regarding the pregnant applicant.  相似文献

The current study tested whether candidates' ability to identify the targeted interview dimensions fosters their interview success as well as the interviews' convergent and discriminant validity. Ninety-two interviewees participated in a simulated structured interview developed to measure three different dimensions. In line with the hypotheses, interviewees who were more proficient at identifying the targeted dimensions received better evaluations. Furthermore, interviewees' ability to identify these evaluation criteria accounted for substantial variance in predicting their performance even after controlling for cognitive ability. Finally, the interviewer ratings showed poor discriminant and convergent validity. However, we found some support for the hypothesis that the quality of the interviewer ratings improves when one only considers ratings from questions for which interviewees had correctly identified the intended dimensions.  相似文献

This field experiment examined whether interview medium and interview structure affects the attractiveness of organizations, interviewer friendliness and performance. Attractiveness ratings of 25 organizations were provided by 92 real job applicants, assigned to either a face–to–face (FTF) or a videoconference (VC) interview. An interview medium X structure interaction showed FTF applicants were attracted most to organizations who conducted their interviews with less structure, while VC applicants were more attracted to organizations using structured interviews. Interview structure had no effect on applicants’ perception of the interviewer’s performance; however, interviewers’ performance was rated higher for FTF than VC interviews. Applicants were more satisfied with their FTF performance in less structured interviews and more satisfied with their VC performance in highly structured interviews.  相似文献

ACCURACY OF INTERVIEWER JUDGMENTS OF JOB APPLICANT PERSONALITY TRAITS   总被引:2,自引:0,他引:2  
This study investigated whether interviewers can assess Big Five personality traits during a job interview. Four raters (self, interviewer, friend, and stranger) assessed the applicant's personality. Results from ratings for 73 applicants demonstrated that interviewer ratings of applicant personality correlate higher with self-ratings ( = .28) than do stranger ratings ( = .09) but less than ratings from close friends ( = .39). However, correlations between interviewer ratings and self-ratings were smaller for the two job-relevant personality traits, Conscientiousness ( = .16, n.s.) and Emotional Stability ( = .17, n.s.) than for the other three personality traits. Variance in ratings suggested the applicants managed their self-presentation on these two traits during the interview. Thus, although interviewers can and do assess personality during the interview, they are not able to assess those traits that would best predict later job success. Finally, the moderating effect of interview design (i.e., structure and content) was assessed. The results revealed that job-relevant interviews, situational interviews, and behavioral interviews did not affect an interviewer's ability to assess personality. Although there was a small (positive) effect for more structured interviews, this affect was modest. The results of this study suggest that future research should examine whether the interview can be designed to assess personality directly, and what the gains to predictive validity are by doing so.  相似文献

Students who had recently had an unsuccessful job interview rated the competence of their interviewer and completed the Women As Managers Scale (WAMS; Terborg, Peters, Ilgen, & Smith, 1977 ). The results showed an impact of the sex of interviewer on judgments of interviewer competence and WAMS scores, but only for male participants. Male participants gave lower ratings of interviewer competence to female than to male interviewers, and ratings for the female interviewers were also lower than those given by female participants. Scores on the WAMS were lower for male participants who were interviewed by a female interviewer than those interviewed by a male interviewer, and were lower for male than for female participants with a female interviewer.  相似文献

This study found mixed support for the hypothesis that the difference in criterion-related validity between unstructured and structured employment interviews is due solely to the greater reliability of structured interviews. Using data from prior meta-analyses, this hypothesis was tested in 4 data sets by using standard psychometric procedures to remove the effects of measurement error in interview scores from correlations with rated job performance and training performance. In the 1st data set. support was found for this hypothesis. However, in a 2nd data set structured interviews had higher true score correlations with performance ratings, and in 2 other data sets unstructured interviews had higher true score correlations. We also found that averaging across 3 to 4 independent unstructured interviews provides the same level of validity for predicting job performance as a structured interview administered by a single interviewer. Practical and theoretical implications are discussed.  相似文献

Previous research has shown that evaluators react negatively to intense, high levels of self-promotion during the interview, in particular when displayed by female candidates, presumably because these behaviors violate the female gender stereotype of being modest and putting others first. We expand this focus on a single social category and examine the joint effects of gender and age on reactions to high self-promotion/low modesty, as both gender and age stereotypes contain normative expectations regarding assertiveness and humility. Results of our experimental study point out two groups at risk of backlash, older women and younger men. While both older female and younger male candidates engaging in high self-promotion were seen as competent, they were regarded as less interpersonally warm, received lower interview performance ratings, and were less likely to be hired. These results provide evidence for the importance of applying an intersectional lens on the effects of self-promotion at hiring. Their implications for theory and practice as well as recommendations for future research are discussed.  相似文献

The authors evaluated the extent to which a personality-based structured interview was susceptible to response inflation. Interview questions were developed to measure facets of agreeableness, conscientiousness, and emotional stability. Interviewers administered mock interviews to participants instructed to respond honestly or like a job applicant. Interviewees completed scales of the same 3 facets from the NEO Personality Inventory, under the same honest and applicant-like instructions. Interviewers also evaluated interviewee personality with the NEO. Multitrait-multimethod analysis and confirmatory factor analysis provided some evidence for the construct-related validity of the personality interviews. As for response inflation, analyses revealed that the scores from the applicant-like condition were significantly more elevated (relative to honest condition scores) for self-report personality ratings than for interviewer personality ratings. In addition, instructions to respond like an applicant appeared to have a detrimental effect on the structure of the self-report and interview ratings, but not interviewer NEO ratings.  相似文献

This study examines the extent to which highly structured job interviews are resistant to demographic similarity effects. The sample comprised nearly 20,000 applicants for a managerial-level position in a large organization. Findings were unequivocal: Main effects of applicant gender and race were not associated with interviewers’ ratings of applicant performance nor was applicant–interviewer similarity with regard to gender and race. These findings address past inconsistencies in research on demographic similarity effects in employment interviews and demonstrate the value of using highly structured interviews to minimize the potential influence of applicant demographic characteristics on selection decisions.  相似文献

Imagined intergroup contact (IIC) has been demonstrated to alleviate prejudice toward social groups as a whole, but the extent to which it prevents biases in ratings of individual job candidates has not yet been examined. This study uses a simulated employment interview where a female candidate either higher or lower in body fat is rated by participants who have undergone an IIC or a control manipulation. IIC successfully alleviated discrimination in ratings of interviewee competence but had no significant effect on ratings of warmth. Competence ratings fully mediated the effect of the two‐way interaction of IIC and interviewee body fat on a dichotomous hiring recommendation provided 1 week later. IIC may be an effective and inexpensive intervention for reducing bias in job interview contexts.  相似文献

This article describes an ethical and effective science‐based model of interviewing. An initial planning phase assists the investigative team in separating facts from inferences, decreases the likelihood of errors based on cognitive biases, and prompts careful preparation of the environment. The interview begins with an explanation of why the subject is being questioned. The interviewer then metaphorically hands the interview over to the subject, making him the talker and the interviewer the listener. The interviewer engages in active listening, soliciting as much information from the subject as possible by deploying tactics that enhance memory based on science, including elements of the cognitive interview. Cues to deception are found in the details of the story, rather than in signs of anxiety or nonverbal behaviours, and by deploying Strategic Use of Evidence. This model has been shown to increase cooperation, decrease resistance, and provoke useful information in real‐world criminal interviews.  相似文献

This study explores (1) the effects that three kinds of applicant defensive impression management (IM) tactics (apologies, justifications, and excuses) have on interviewer evaluation and (2) the moderating effects that two types of interviewer negative concerns (competence‐related and integrity‐related concerns) have on the aforementioned relationship. Two hundred and one managers from Taiwan participated in this study by watching a simulated interview. Compared with the control group, applicants using defensive IM tactics received higher interviewer ratings when negative concerns surfaced. Moreover, the type of interviewer negative concern moderated the effects of defensive IM tactics. All three tactics had similar effects on interviewer evaluation when the concern was competence related. Apology was, however, the most effective tactic when the concern was integrity related.  相似文献

A highly structured employment interviewing technique is proposed, which includes the following steps: (1) develop questions based on a job analysis, (2) ask the same questions of each candidate, (3) anchor the rating scales for scoring answers with examples and illustrations, (4) have an interview panel record and rate answers, (5) consistently administer the process to all candidates, and (6) give special attention to job relatedness, fairness, and documentation in accordance with testing guidelines. Examination of psychometric properties for hiring entry-level production employees ( n = 149) reveals high interrater reliability ( r = .88) and predictive validity (uncorrected r = .34, corrected r = .56), as well as evidence for test fairness and utility. The levels of these properties are comparable to those of a comparison battery of typical employment tests, and correlations with the tests suggest that the interview has a strong cognitive aptitude component. Potential explanations for the effectiveness of this structured interviewing technique are discussed.  相似文献

Brainteaser interview questions such as “Estimate how many windows are in New York” are just one example of aggressive interviewer behaviour that lacks evidence for validity and is unsettling to job applicants. This research attempts to shed light on the motives behind such behaviour by examining the relation between dark-side traits and the perceived appropriateness of brainteaser interview questions. A representative sample of working adults (n = 736) was presented with a list of interview questions that were either traditional (e.g., “Are you a good listener?”), behavioural (e.g., “Tell me about a time when you failed”), or brainteaser in nature. Results of a multiple regression, controlling for interviewing experience and sex, showed that narcissism and sadism explained the likelihood of using brainteasers in an interview. A subsequent bifactor analysis showed that these dark traits shared a callousness general factor. A second longitudinal study of employed adults with hiring experience demonstrated that perspective-taking partially mediated the relationship between this general factor and the perceived helpfulness and abusiveness of brainteaser interview questions. These results suggest that a callous indifference and a lack of perspective-taking may underlie abusive behaviour in the employment interview.  相似文献

The present study examines the degree to which agreement in interviewer ratings may be influenced by training, use of structured conventional interviews, or situational interviews. Results of an experimental study conducted among 42 managers who were experienced as interviewers revealed no training effect on rating agreement, but the impact of the situational format on consistency in assessments of applicant suitability was significant. Implications of these findings for usefulness of situational employment interviews and future research investigating the reliability of situational interview formats are discussed.  相似文献
