Interviews are commonly used for selection but research on interview faking only gained momentum relatively recently. We review both theoretical and empirical work on prevalence, antecedents, processes, and effects of interview faking. Most applicants fake at least to some degree. Personality (e.g., Conscientiousness, Honesty‐humility, the Dark Triad) and attitudes toward faking substantially correlate with faking behaviors. Research concerning applicants' ability, interview structure components, or contextual factors is limited. Furthermore, the impact of faking on interview ratings is mixed and effects on criterion‐related validity are not consistently negative. Finally, the detection of faking seems hardly possible and there are limited options available to reduce interview faking. Throughout our review, we describe important gaps and derive suggestions and propositions for future research.  相似文献

Many applicants use faking in interviews to present themselves more favorably than they really are. There is widespread concern that this may affect interview validity. As previous research on countermeasures is sparse, we conducted an exploratory study to identify the most promising countermeasures. For technology-mediated interviews, these were warnings referring to a criterion-based content analysis and lie detection algorithms focusing on nonverbal or paraverbal cues. For face-to-face interviews, these were objective questions and a personable interviewer. We then investigated the effects of these countermeasures on faking intentions in two experimental vignette studies and on faking in another simulated interview study. However, none of the countermeasures could reduce faking intentions or faking. Additionally, in the vignette studies, warnings impaired applicant reactions.  相似文献

To identify personality traits associated with sexual harassment proclivities, scales that measure the Likelihood to Sexually Harass (LSH) and personality traits were administered to 150 respondents. Peer reports of personality were also obtained from respondents' acquaintances. The Big Five factors and a newly suggested major dimension of personality, named Honesty–Humility, were measured to represent respondents' personalities. Two major findings were obtained. First, as predicted, Honesty–Humility was more strongly associated with sexual harassment proclivities than were any of the Big Five, within both self- and peer reports. Second, among the Big Five, only peer-reported Intellect/Imagination (i.e., Openness to Experience) contributed to the prediction of LSH independently of Honesty–Humility. The importance of using an optimal framework of personality structure was discussed.  相似文献

作假普遍存在于人事选拔各个阶段,并对最终选拔结果造成影响.研究者对于作假的内涵界定有较大差异,主要是由于研究者对作假结构、变异来源和作假水平有不同理解.根据不同作假定义可衍生出多种作假测量方法,常用的有基线差值法、认知模式法、嵌入量表法和行为模式法四类.从测量指标、次数和内容三个方面分析归纳这四类测量方法,其作假识别效用与选拔中作假测量的可行性各异.今后的研究应完善现有作假测量方法,开发作假动机测量工具,加强作假的过程性控制研究,并深入探索作假的个体差异.  相似文献

Data were collected from two undergraduate student samples to examine (i) the relations of the ‘Dark Triad’ variables (Machiavellianism, Psychopathy, and Narcissism) with the HEXACO personality dimensions, as well as (ii) the ability of the aforementioned characteristics and of the Big Five personality factors to predict outcome variables related to sex, power, and money. Results indicated that the common variance of the Dark Triad was very highly correlated with low Honesty–Humility and that the unique variance of each of the Dark Triad variables also showed theoretically meaningful relations with the other five HEXACO factors. Furthermore, the Dark Triad and Honesty–Humility were strong predictors of three domains of outcome variables—Sex (short‐term mating tendencies and sexual quid pro quos), Power (Social Dominance Orientation and desire for power), and Money (conspicuous consumption and materialism)—that were not well predicted by the dimensions of the Big Five. Contributions in the public goods game—a classical social dilemma situation—have been shown to depend strongly on the presence versus absence of punishment or sanctions for free riders. Also, there appear to be noteworthy individual differences in the degree to which decision makers cooperate. Herein, we aimed to bring these two lines of research together. Firstly, we predicted that both presence of punishment and high dispositional Honesty–Humility (as conceptualized in the Honesty–Humility, Emotionality, eXtraversion, Agreeableness, Conscientiousness, Openness to experience model of personality) should yield higher contributions. Secondly, and more importantly, we expected an interaction, such that only those low in Honesty–Humility would condition their behaviour on the presence versus absence of punishment, thus employing cooperation strategically. In line with the hypothesis, the results of two experiments (one of which comprised a longitudinal design) corroborated that the degree to which decision makers shift towards higher contributions when punishment is introduced depends on their dispositional level of Honesty–Humility. Ecological behaviour is often conceptualized as an instance of cooperating in a social dilemma situation. Thus, it has been argued to relate to dispositional tendencies of moral virtue and pro‐social orientation. To embed such notions in models of basic personality, we herein predicted that the recently proposed sixth basic personality factor, Honesty–Humility — which specifically pertains to individual differences in cooperativeness — is linked to environmental attitudes and ecological behaviour. Results from two studies (N = 137 and N = 531, respectively) supported these hypotheses and showed that Honesty–Humility explains incremental variance beyond the remaining, more classical five factors of personality. In addition, mediation analyses revealed that Honesty–Humility exerts part of its influence via individual differences in pro‐social value orientations. Individual tendencies to cooperate in social dilemma situations could thus be shown to form a bridge between basic personality dimensions and ecological behaviour. Using generalizability theory, a partial reanalysis and reinterpretation of the Schmit et al. (1995) data was conducted with undergraduate students who were asked to respond to both noncontextualized and work-specific versions of the NEO Five-Factor Inventory (Costa & McCrae, 1989) either honestly (N = 100) or as if they were applying for a job (N = 100). Results indicated that the person variance was larger in the applicant compared to the general instructions condition, that the person × situation interaction accounted for significant variance across all scales included in the study (Neuroticism, Extraversion, Agreeableness, and Conscientiousness), that these person × situation effects were attenuated in the applicant instructions condition as compared to the general instructions condition, and that responses to the Neuroticism scale were most affected by this interaction. Implications for the use of personality constructs in personnel selection include a shift from concerns of faking to a concern for proper contextualization of personality measures with the goal of maximizing prediction of work-related behavior.  相似文献

Recent research has suggested that the six‐dimensional personality model, and especially the dimension Honesty–Humility/Integrity, adds incremental validity to the prediction of important criteria. We expected both this dimension and the dimension Conscientiousness to explain incremental variance in two academic criteria, namely grade point average (GPA) and counterproductive academic behaviour (CAB). In addition, we expected the more specific, so‐called narrow traits of Conscientiousness and Honesty–Humility/Integrity to be stronger predictors of academic criteria than the broad traits. To test these expectations, two studies were conducted using the HEXACO Personality Inventory Revised (HEXACO‐PI‐R) and the Multicultural Personality Test—Big Six (MPT‐BS). The results confirmed our expectations and suggest that academic criteria may be predicted with greater accuracy by focusing on the narrow traits of Conscientiousness and Honesty–Humility/Integrity. Faking may affect hiring decisions in personnel selection. All the antecedents of faking are still not known. The present study investigates the association between applicants' reactions about the selection procedure and their tendency to fake. The subjects (N = 180) were real-life applicants for a fire and rescue personnel school. After completing the selection process, the applicants filled out a questionnaire about their test reactions (Chan, Schmitt, Sacco & DeSohon, 1998b) and a faking scale, the Balanced Inventory of Desirable Responding (Paulhus, 1991). The results based on Structural Equation Modelling (SEM) indicated that the more positive reactions applicant had about the selection procedure the more impression management they had. Research on whether interviewees can improve their interview ratings through impression management (IM) relative to an honest condition has focused on highly structured interviews whereas traditional interviews have received little attention. Thus, this study aimed to determine how prone traditional compared to highly structured interviews are to effects of IM. Therefore, we conducted simulated selection interviews using a 2 × 2 within-subjects design. All participants went through a condition in which they were asked to present themselves as honestly as possible and a condition in which they were instructed to act like an applicant. Additionally, each interview contained eight traditional and eight structured questions. The differences in the usage of self-reported honest and deceptive IM between the honest and applicant conditions were comparable for both interview types. Furthermore, interview ratings were better in the applicant condition compared to the honest condition, and importantly, this improvement was larger for the traditional interview part compared to the structured interview part. Even though the larger performance improvement was not reflected in self-reported honest and deceptive IM, our results suggest that it is easier for applicants to intentionally improve their performance ratings in traditional interviews. Additionally, performance improvements correlated positively with applicants' ability to identify criteria.  相似文献

Multiple frameworks and models postulate an effect of job interview preparation on faking. Two studies were conducted to examine if applicants’ interview preparation is correlated with higher faking. Besides analyzing the general extent of preparation, we also distinguished between different preparation categories. In Study 1 (N = 237), a presented preparation video led to higher intentions on image protection but did not increase overall faking intentions. Study 2 (N = 206) focused on past preparation and impression management (IM). The total time spent on preparation was positively correlated with faking. Applicants’ preparation via online videos and professional interview preparation was correlated with higher deceptive and honest IM. Preparation via online videos was additionally correlated with a higher perceived interview difficulty.  相似文献

Forced-choice format tests have been suggested as an alternative to Likert-scale measures for personnel selection due to robustness to faking and response styles. This study compared degrees of faking occurring in Likert-scale and forced-choice five-factor personality tests between South Korea and the United States. Also, it was examined whether the forced-choice format was effective at reducing faking in both countries. Data were collected from 396 incumbents participating in both honest and applicant conditions (NSK = 179, NUS = 217). Cohen's d values for within-subjects designs (dswithin) for between the two conditions were utilized to measure magnitudes of faking occurring in each format and country. In both countries, the degrees of faking occurring in the Likert-scale were larger than those from the forced-choice format, and the magnitudes of faking across five personality traits were larger in South Korea by from 0.07 to 0.12 in dswithin. The forced-choice format appeared to successfully reduce faking for both countries as the average dswithin decreased by 0.06 in both countries. However, the patterns of faking occurring in the forced-choice format varied between the two countries. In South Korea, degrees of faking in Openness and Conscientiousness increased, whereas those in Extraversion and Agreeableness were substantially decreased. Potential factors leading to trait-specific faking under the forced-choice format were discussed in relation to cultural influence on the perception of personality traits and score estimation in Thurstonian item response theory (IRT) models. Finally, the adverse impact of using forced-choice formats on multicultural selection settings was elaborated.  相似文献

Previous research on interviewees’ ability to identify criteria (ATIC) found that interview performance is positively related to the degree to which interviewees identify the targeted performance criteria in a selection interview. Similarly, the use of self-promotion as an impression management tactic is also positively related to interview performance. The present study extended this research and used multilevel analyses to investigate whether intraindividual variation concerning identification of the performance criteria and the use of self-promotion is related to within-person performance fluctuations across interview questions. Furthermore, we also tested whether correct identification of the performance dimensions moderates the effects of self-promotion behaviour on interview performance. In a simulated selection interview, we found that ATIC and self-promotion were indeed positively related to interview performance on the between-person level (i.e., for the entire interview). However, no moderator effect was found. Furthermore, on the within-person level interviewees’ performance was better concerning questions for which they were better at identifying the performance criteria but worse concerning questions for which they used more self-promotion. Thus, identification of the targeted dimensions and self-promotion have diverging effects on the level of specific interview questions. Finally, we discuss implications for research and practice.  相似文献

Recent research has highlighted competitive worldviews as a key predictor of faking—the intentional distortion of answers by candidates in the selection context. According to theoretical assumptions, applicants’ abilities, and especially their cognitive abilities, should influence whether faking motivation, triggered by competitive worldviews, can be turned into successful faking behavior. Therefore, we examined the influence of competitive worldviews on faking in personality tests and investigated a possible moderation of this relationship by cognitive abilities in three independent high school and university student samples (N1 = 133, N2 = 137, N3 = 268). Our data showed neither an influence of the two variables nor of their interaction on faking behavior. We discuss possible reasons for these findings and give suggestions for further research.  相似文献

Several faking theories have identified applicants’ cognitive ability (CA) as a determinant of faking—the intentional distortion of answers by candidates—but the corresponding empirical findings in the area of personality tests are often ambiguous. Following the assumption that CA is important for faking, we expected applicants with high CA to show higher personality scores in selection situations, leading in this case to significant correlations between CA and personality scores, but not in nonselection situations. This meta‐analysis (66 studies, k = 115 individual samples, N = 46,265) showed this pattern of results as well as moderation effects for the study design (laboratory vs. field), the response format of the personality test, and the type of CA test.  相似文献

An often‐neglected perspective is that work–family incompatibilities are not only intrapersonal role conflicts but also typically involve interpersonal conflicts. This study adopts an episodes approach and uses the theory of cooperation and competition to understand the interaction that promotes resolving work–family conflict incidents. Two‐hundred and four Chinese dual‐career parents each described a specific work–family conflict incident and responded to specific questions to code the interaction. Structural equation analyses indicated that cooperative goals facilitated constructive controversy that in turn promoted high quality resolutions, strong relationships, and confidence in the future of their work and family lives.  相似文献

The impact of response distortion (faking) on selection decisions was investigated. Participants (N = 224) completed the NEO-PI-R under instructions to “make the most favorable impression” and/or “answer honestly.” Those instructed to fake were often over-represented at the top of the score distributions as instructions to fake resulted in higher scores both between and within groups in a test–retest situation. There was significantly lower correspondence between participants’ honest scores and their faked scores as well as multiple instances where participants with unfavorable honest scores subsequently produced the most favorable scores when faking. Response distortion may remain a serious threat to the use of personality test scores in selection.
