本文基于相似吸引理论,考察了领导–下属心理资本一致性能否影响双方的工作关系(领导–下属交换,LMX)和私人关系(领导–下属关系,SSG),继而塑造下属的周边绩效。采用多项式回归和响应面分析技术,对164份领导–下属配对数据进行分析,结果表明:领导–下属心理资本越一致,双方的LMX和SSG越高;在一致情形下,与“低–低一致”相比,”高–高一致”时的LMX和SSG更高。领导–下属心理资本一致性通过LMX、SSG影响下属的周边绩效。以上结果能为如何有效利用心理资本管理领导–下属的人际互动、下属周边绩效提供启发。  相似文献

Leader evaluations of four types of followers, providing either positive or negative feedback with either high or low task activity, were studied. Forty-six subjects, 20 female and 26 male, were randomly placed in the appointed or elected conditions of leader legitimacy and told they were leading four same-sex followers in a group problem-solving task. The dependent measure was a score made up of their semantic differential ratings of each follower. A three-way interaction indicated that elected and appointed leaders responded differentially to high and low activity followers under the negative feedback condition, but similarly under the positive feedback condition. In addition, a main effect showed that elected leaders were generally more positive than appointed leaders in judgments of their followers. The results were interpreted within a social exchange perspective on leader-follower relations.  相似文献

This paper evoked leader-member exchange (LMX) and transformational leadership theories to explain innovative behavior in leader-member dyads. Data from 225 leader-member dyads in a Fortune 500 manufacturing plant found exchange quality to be positively related to follower autonomy, leader support of followers, and follower commitment to the organization. Further, followers who were supported by their leaders and who were committed to the organization were more likely to be innovative. Also, exchange quality was directly related to innovative behaviors. Contrary to expectations, transformational leadership was negatively related to innovative behaviors of followers.  相似文献

Prior work suggests that follower and leader risk orientation is positively associated with follower creativity. We suggest that this view is oversimplified and propose that follower creativity can be stimulated when leader and follower have diverging risk orientations. We, therefore, apply a configurational approach to creativity, evaluating varying combinations of leader and follower risk orientation on follower creativity. Across two field studies, we demonstrate that (a) follower creativity increases as leaders’ and followers’ risk orientations become more discrepant (i.e., incongruent); (b) follower creativity is higher when leader–follower dyads are congruent at moderate levels of risk orientation compared to congruence at the extremes (i.e., low and high levels); (c) follower‐experienced intellectual stimulation mediates the relationship between leader–follower risk orientation incongruence and congruence and follower creativity; and (d) that leader authority openness moderates the indirect effect of leader–follower risk orientation incongruence on creativity via follower‐experienced intellectual stimulation. Theoretical and practical implications specific to creativity and leader–follower relationships are discussed.  相似文献

The primary purpose of this 6-month two-wave longitudinal study among 104 Chinese leader–follower dyads is to investigate whether burnout could cross over from leaders to followers, and if so, whether this crossover process could be mediated by changes of followers’ job and personal resources. As expected, the structural equation modelling results show that after controlling for follower burnout at T1, leader burnout at T1 is negatively related to changes of followers’ job and personal resources over a period of 6 months, which in turn are negatively related to follower burnout at T2. Our longitudinal study has demonstrated that resource loss plays a mediating role in the crossover of burnout from leaders to followers. The implications of these findings for the intervention of burnout in the work context are discussed.  相似文献

In this paper, a hypothesis from a theory of charismatic relationships is examined that incorporates follower's level of self-monitoring and state of self-awareness. It is argued that changes in the state of self-awareness affect the characteristics of the short-term charismatic relationship between leader and follower, but only for high self-monitoring followers. Providing support for the hypothesis was a repeated-measures study. Participants ( N = 78) viewed video vignettes of charismatic leaders presenting different messages, in either a high or low self-awareness condition. When high in self-awareness, participants with a high self-monitoring orientation were more likely than when in a state of low self-awareness to internalize only those messages congruent with their values and beliefs.  相似文献

谦逊是中华民族的传统美德,然而,现代社会的激烈竞争使得谦逊的有效性受到质疑。传统与现代观点的矛盾使得组织领导对是否表现谦逊以及如何表现谦逊产生疑问。本文基于人际关系视角,探究谦逊领导对员工组织公民行为的影响效应,以及在这个过程中下属归因的领导谦逊动机的作用。采用两阶段295份领导下属配对问卷调查,结果表明在控制了领导成员交换关系之后,谦逊领导通过提高与下属的关系亲近性促进下属的组织公民行为(建言和帮助行为)。同时,当下属归因的领导谦逊印象管理动机高时,谦逊领导的积极作用会被削弱。本文之后讨论了研究贡献以及未来的研究方向。  相似文献

Employees with high core self-evaluations (CSE) generally perform well in their jobs. The enactment of CSE in performance occurs within contexts, and leadership is one form of context that influences the activation and expression of CSE. Drawing on theories of CSE and leader–member exchange (LMX), we characterized the leadership context as the interaction between leader CSE and LMX quality. Examination of 173 followers and their 31 leaders in a manufacturing organization showed a positive association between follower CSE and performance when the context comprised high leader CSE and high LMX. Conversely, leadership contexts comprising high leader CSE and low LMX, or low leader CSE and high LMX, resulted in a negative relationship between follower CSE and performance. We also show that low CSE followers have relatively high performance under some circumstances. Thus, we contribute to understanding how some leadership contexts undermine high CSE followers’ performance and promote low CSE followers’ performance.  相似文献

This research explored why strongly identifying followers endorse prototypical leaders by addressing the role of procedural fairness in this process. We introduced the distinction between procedural fairness rules relating to leader benevolence (i.e., whether the leader supports the group’s interests) and follower control (i.e., whether followers can influence the leader’s decisions). We predicted that strongly identifying group members endorse prototypical leaders because they perceive such leaders as acting in line with benevolence related fairness rules rather than because such leaders are perceived as giving followers control. An organizational field study and a laboratory experiment revealed support for these ideas. Our results thus provide insights into why prototypical leaders are endorsed among strongly identifying followers. They also have implications for the procedural fairness literature in showing that frequently studied procedural fairness rules (e.g., voice) do not explain endorsement of leaders believed to support the group’s interests.  相似文献

Previous research on the allocation of scarce resources suggests that people who are assigned to higher positions (e.g., leaders) are more likely to make self-benefiting allocations than people who are assigned to lower positions (e.g., followers). In this article, the authors investigated the proposition that these findings would be moderated by people's social value orientations. In two experimental studies, the authors assigned participants either to the role of leader or follower and assessed the participants' social value orientations. In agreement with predictions, the findings show that position effects are moderated by social value orientation. Social value orientations only affected the allocation behavior of the leaders: Proself leaders allocated more resources to themselves than did prosocial leaders. Additional analyses indicate that these effects are mediated by feelings of entitlement.  相似文献

Research has shown that if equality is violated in public‐good dilemmas, group members react with more anger if another group member (a follower), rather than if the leader violates equality. The present research argued that people's personality—particularly, need for emotion—moderates group members’ reactions if equality is violated by either the leader or a follower. Results revealed that group members low in need for emotion reacted with more anger and were more inclined to exclude the violator if this person was a follower, rather than the leader of the group. Group members high in need for emotion, however, reacted with more anger and wished to exclude the violator more if this person was the leader, rather than a follower.  相似文献

Leader distance theory has received scant empirical attention in the extant literature; however, the “work from home” orders associated with COVID-19 have made this theory and its empirical findings highly relevant for organizations. Our study integrates leader distance theory and followership theory to understand how follower role beliefs affect follower effort, performance, and withdrawal under physical leader distance and varying conditions of leader interaction frequency. Using a three-wave survey methodology with 260 adults working remotely, our study finds that followers' levels of effort, performance, and withdrawal were contingent on leader interaction frequency. Specifically, followers with a coproduction role orientation, who see their role as more collaborative, reported higher levels of effort under conditions of high leader interaction. Furthermore, the indirect effect of coproduction on follower performance and withdrawal via effort was moderated by leader interaction frequency. The results for followers with passive role orientations, however, were in the opposite direction. These followers reported less effort when leader interaction was high, and the mediational chain predicting performance and withdrawal was contingent on leader interaction frequency. Our study contributes to the ongoing conversation about the positive and negative effects of leader distance and positions followership characteristics as important boundary conditions of distal leadership.  相似文献

The impact of upward feedback (followers' perceptions of leadership provided to leaders) on leaders' self-evaluations and followers' subsequent ratings of leadership was assessed in a field setting. Subjects were 978 student leaders and their 1,232 followers. Results indicated that overall, leaders' behaviors as rated by followers improved after feedback. Leaders' self-evaluations following feedback became more similar to the evaluations provided by followers. Interestingly, when leaders were grouped according to whether feedback was positive, neutral, or negative based on agreement between self- and follower ratings, differences between groups in post-feedback self-evaluations and follower ratings emerged. Self-evaluations for leaders receiving negative feedback (high self- relative to followers' ratings) went down, while self-evaluations for leaders receiving positive feedback (low self- relative to follower's ratings) went up. Follower ratings of leaders who received negative feedback improved following feedback to leaders, while there was no change in follower ratings for those receiving positive feedback. Implications for using upward feedback in organizations are discussed.  相似文献

Using a sample of 79 police leaders and their direct reports (264 police followers), this study investigated the relationships of leader and follower psychological capital, service climate, and job performance. Hierarchical linear modeling (HLM) results revealed that leader psychological capital was positively related to follower performance, with this relationship mediated by follower psychological capital. We also found that the follower psychological capital-performance relationship was moderated by service climate such that the relationship was stronger when service climate was perceived to be high versus low. Finally, exploratory HLM analyses indicated that leader and follower psychological capital interacted to positively predict rated performance. We discuss implications of these findings, limitations, and directions for future research.  相似文献

Despite the importance that effective leader communication of visions, value-laden messages, and goals seems to have in leadership, we know very little about which leader behavior is conducive to effective persuasive communication of desired end states. The current research highlights leader emotion as useful for leaders to make followers receptive to leaders’ communicated end state. Across four experiments we found that follower performance was highest when there was a match between leader emotion and end state in terms of implied regulatory focus (promotion vs. prevention). Three of these experiments tested the proposed underlying mechanism of this pattern and found that leader enthusiasm (agitation) primed followers with promotion (prevention) focus, which in turn generated high follower performance when leaders communicated end states that sustained this focus, that is, when visions appealed to promotion (prevention); persuasive messages contained openness (conservatism) values; and when goals were defined as maximal (minimal) goals.  相似文献

ABSTRACT

The primary purpose of this study is to examine how the cross-level interaction between leader and follower conscientiousness influences person-supervisor (PS) fit perceptions, which in turn impact follower work attitudes and organizational citizenship behavior (OCB). Based on a sample of 1,204 participants in 167 work teams, the results of our cross-level moderated indirect effects model show that highly conscientiousness followers whose leaders also have high levels of conscientiousness experience enhanced perceptions of PS fit which result in higher levels of job satisfaction and OCB and lower levels of intention to quit. The study suggests that high leader conscientiousness serves as a supportive situational cue that motivates followers to more fully express their conscientiousness and act in ways consistent with their conscientiousness.  相似文献

Contradictory recommendations persist on how leaders best communicate goals to followers. Whereas scholars of visionary leadership recommend emphasizing the desirability of preferred end‐states, scholars of goal setting argue that the perceived feasibility of a goal determines motivation. This paper proposes and tests a synthesis based on construal level theory. Under relatively high (i.e., abstract) levels of construal, such as when leader–follower distance is relatively large, leader appeals that emphasize desirability (i.e., desirable appeals) are more likely to be effective than appeals that emphasize feasibility (i.e., feasible appeals). Under relatively low (i.e., concrete) levels of construal, such as when leader–follower distance is relatively small, feasible appeals are more likely to be effective. Two experimental studies in two different countries provide support for our predictions.  相似文献

The present study examined how the gender of a leader model affected high dominant women’s decisions to become leaders when instructed to complete a masculine-typed task and paired with a man. One hundred ninety undergraduates at a university in the southeastern United States were paired according to Dominance scores and shown the task, which required a leader and a follower. Pairs were presented with either a female or male leader model. Independent observers recorded who became the leader. Results suggest that when high dominant women are presented with a female leader model, they are more likely to take on the leadership role in the presence of a male partner than when they are presented with a male leader model.  相似文献

Sex differences in influence tactics were examined with a sample of 269 followers (67 men, 202 women) at a large midwestern national insurance company who rated the downward influence tactics used by their direct supervisors. Downward influence tactics are behaviors used by leaders to gain compliance from followers. One department within the organization was identified as a source for participants in the study. Participation was voluntary. The age range for the sample was 21 to 65 years, with the largest percentage falling in the 40-49 year range (M = 3.8, SD = .8). Hierarchical linear modeling procedures were utilized to analyze the multiple level data (leader and follower) and to examine variables within the organization at different levels of analysis. Leader participants were asked to solicit their followers to complete an influence tactic measure, which consisted of the most reliable subscales taken from the Influence Behavior Questionnaire, Schriesheim and Hinkin Influence Measure, and the Profiles of Organizational Influence Strategies. The integrated measure resulted in a 45-item scale. It was hypothesized that, overall, followers would report that male leaders would use hard influence tactics more frequently than female leaders. On the other hand, followers would report that female leaders would use soft influence tactics more frequently than male leaders. When differentiating followers by sex, however, we expected that male followers would report more than female followers that their leaders use hard tactics more frequently. Also, we expected that female followers would report (more than male followers) that their leaders use soft tactics more frequently. Overall, followers reported that male leaders used significantly more personal appeal and consultation, so called "soft tactics," with their followers than did female leaders. Female followers reported that their leaders (both male and female) used consultation and inspirational appeal more frequently. In contrast, male followers reported that their leaders used exchange, so called "hard tactics," more frequently.  相似文献
