随着系统可靠性的提高,高风险企业超过三分之二的事故原因涉及人的因素。员工不安全行为是系统失效的触发因素,潜藏的社会情境因素(如安全氛围)是“常驻的病原体”,因此探索并改善影响安全行为的社会情境因素是有效提升组织安全的关键。在众多的情境因素中,安全氛围对安全绩效的积极影响已得到充分的文献支持,但对如何改善安全氛围的探索却有限。本项目围绕管理者对安全的承诺这一安全氛围的核心维度,基于信号理论提出直接安全管理行动是体现管理者安全承诺的重要途径,并在探索主管和经理关键安全管理行动对团队和组织安全氛围影响的基础上开展相应的干预研究。具体而言,在团队层面,探索改善主管关键安全管理行动对团队安全氛围提升的有效性;在组织和团队两个层面,探索改善经理的关键安全管理行动对同时提升组织和团队安全氛围的有效性。研究结果预期可以在安全管理实践中推广应用。  相似文献

The relationship between sex role stereotypes and characteristics perceived as necessary for management success was examined among male and female undergraduate management students and compared with results of managers today as well as with those of managers studied 15 years ago. Male management students, similar to their managerial counterparts in the 1980s and 1970s, still adhere to the male managerial stereotype and perceive that successful middle managers possess characteristics, attitudes, and temperaments more commonly ascribed to men in general than to women in general. Female management students, similar to today's female managers, no longer sex type the managerial job, a change from the female managers of the 1970s. Implications of these outcomes for undergraduate management education are discussed.Portions of this research were funded by a Gettysburg College Institutional Self Renewal Grant.  相似文献

Qualitative data from 22 women and 18 men managers and their secretaries were analyzed to provide insights into gender differences in managerial styles. Traditional management style topologies, based largely on studies of men's behaviors, were called into question. Using an approach that allowed other topologies to emerge from the data, the respondents perceived that women were both task and people oriented, while men appeared image engrossed and autonomy invested. Respondents reported a strong preference for their gender-appropriate model and misunderstanding, even exasperation, with those using the alternative approach. The existence of such different models, especially if unrecognized, would place women at a disadvantage, since their success as managers is usually assessed by men who are likely to have a strong preference for the male-typed approach. The findings also suggest possible modifications to existing measures of managerial styles, particularly a consideration of image-engrossed approaches. Future research is suggested to further explore and confirm these findings.An earlier version of this paper was presented at the Society for Women Sociologists in Washington, D.C., August 1985. No systematic review had previously been conducted examining the benefits mindfulness or meditation interventions for leaders and managers. However, the literature suggested that such interventions would have a positive impact on leaders’ own well-being, their leadership capability, their “post-conventional” leadership capacity, and their direct reports. The purpose of this study was therefore to systematically review research on mindfulness or meditation interventions for managers and leaders. Our review identified 19 studies that met the inclusion criteria. Findings indicate some encouraging signs that mindfulness and meditation interventions may improve aspects of leaders’/managers’ well-being and resilience, and leadership capability, possibly including their “post-conventional” leadership, but research results are very variable in quality and strength, and there was no evidence on benefits for participants’ direct reports. The studies reviewed explored a diversity of interventions, but provided little insight into which mindfulness and meditation interventions for managers and leaders are most effective, in what context they are best applied, or for whom they are most suitable. While the sub-set of studies that measured mindfulness found that the interventions used did increase participants’ mindfulness, there was no exploration of whether improved mindfulness was the mechanism by which other positive outcomes were achieved.  相似文献

As the number of women in management roles increases and organizations place a greater emphasis on diversity, a subsequent change in perceptions of women as leader-like is expected. To test this notion, we examined gender and management stereotypes of male and female managers and students. Results reveal considerable change in male managers' views of women over the past 30 years, as evidenced by greater congruence between their perceptions of women and successful managers and stronger endorsement of agentic and task-oriented leadership characteristics for women. Stereotypes held by male students changed less, remaining strikingly similar to stereotypes held by male managers 15 years ago. Across samples, there was general agreement in the characteristics of managers but less agreement about the characteristics of women. We also found men somewhat less likely than women to attribute successful manager characteristics to women. Respondents with positive past experiences with female managers tended to rate women higher on management characteristics.  相似文献

Most organizational justice studies focus primarily on theoretical issues and identify implications for practice only in passing. I advocate moving to the next step by testing such implications in theory-based studies that implement and assess the impact of interventions designed to promote organizational justice. Research that promotes organizational justice promises to benefit both organizations and their employees, and may be considered morally appropriate. Although usually not considered in this connection, theory-based application studies also promise to shed light on the theories from which they are derived. Despite these benefits, there are several reasons why such investigations are conducted only rarely. First, because managers tend to be unaware of justice-related problems, they are unlikely to accede to researchers' requests to address them in research. Second, many researchers erroneously believe that studies assessing ways of improving conditions in organizations lack scientific objectivity. Third, scholarly values favor research that addresses theoretical issues and that eschew practical applications. Finally, the challenges of conducting intervention studies are inclined to be formidable, and these may deter researchers from undertaking such efforts.  相似文献

This study attempted to extend earlier work on the relationship between attitudes toward women in management and attributions for the success and failure of female managers. One hundred and ten employees of a large state human services agency responded to a survey measuring their attitudes toward women in management and their attributions for either the success or failure of a hypothetical female manager. Results for males were highly supportive of earlier findings, with attitudes toward women in management significantly related to attributions for success but not for failure. Females showed an opposite pattern of results, with attitudes toward women in management significantly related to attributions for failure but not for success. It is suggested that these differences in attitude-attribution relationships may be the result of males expecting failure from female managers while females expect success.  相似文献

This research is aimed to study managers’ professional as well as personal activities in the theoretical perspective of the Activity System. We focused on managers’ population because of the specificity of their relationship to time at work, and the uncertain boundaries they establish between professional and personal life. This leads to a complex relationship between life's boundaries. The triangulation of three methods (self-observations, interviews based on those self-observations, Activity System Inventories) gives access to useful and complementary data, and allows us to carry out four thorough case studies (three women are 38, 46 and 51 years old, one man is 38 years old). The results emphasize the multiple determinants which coexist in each individual, the different ways to manage one's life activities, and finally additional prospects on further studies.  相似文献

Although in the last decades there have been an increasing number of female managers, few make it to top management positions. In this study we want to gain insight into the persistence of the ‘glass ceiling’ by analyzing, from an ethnomethodologically informed discursive approach, how managers discursively position themselves in career making practices. Our study is located at the Dutch site of a multinational corporation where no women were found in higher positions, despite their growing presence in management positions. We aim at unraveling the implied membership competencies to participate in career making practices. In line with research on gendered organizations we consider these competencies to be gendered. In a detailed discursive analysis of interview material we identified an underlying paradox of ‘doing ambition’. We conclude that the women in this study who are ‘doing ambition’ are inevitably caught in a double bind position. The (re)production of gender inequality can be understood in terms of this double bind that is normalized in the organization. We argue that the discursive approach demonstrated in this article, is suitable for gaining insight into the often paradoxical demands managers, and especially women, face in daily career practices.  相似文献

Salesperson gender studies have consistently reported no differences. In contrast, a single-company study found several differences based on sales manager gender concerning salesperson attitudes, behavior, and outcome (Piercy, Cravens, and Lane 2001). The present research examines the sales manager gender issue across multiple companies from the perspective of sales managers. Sales units led by female managers display higher effectiveness. Female sales managers perform significantly higher levels of behavior-based control activities and display higher competence in this management approach, compared to male counterparts. There are few differences in managers’ assessments of salespersons’ behavior performance based on gender. Female sales managers do not show higher levels of organizational citizenship behavior as part of their management approach. Interestingly, no differences based on gender were found concerning several salesperson and organizational characteristics. These findings suggest that different selling environments are not affecting the study gender results. Several promising future research directions are discussed.  相似文献

This article must be considered within the framework of research on distributive justice in the organisational context (Adams, 1965; Deutsch, 1975; Colquitt and Jackson, 2002). The aim is to propose an analysis from a political point of view of the orientation towards equity and equality rules. We take as a starting point the model of political decision in the organisational context by Murphy and Cleveland (1995). The political approach postulates that one cannot pertinently give an account of the managers’ decision modes without locating them in their daily context of human relations management, and their management strategy. We will examine the links between the context of immediate management and the managers’ choices for equity or equality. The results of two studies will be presented. They tend to legitimate the relevance of this approach.  相似文献

While there is a growing literature on global managers, most studies in this area have not built upon the wealth of existing knowledge in the field of management development. This study examines if established theoretical constructs will account for managerial performance in complex global jobs and investigates the utility of each of these approaches. Boss performance ratings were correlated with manager's self-ratings on measures of personality, role skill, learning capability, business knowledge, and international experiences for 194 managers--half with global responsibilities and half with domestic responsibilities. Skill in the roles of leader and decision maker were significantly related to performance ratings for managers in high and low global complexity jobs. Learning skills, additional role skills, and international business knowledge were uniquely, albeit modestly, related to performance ratings for managers in globally complex jobs. A development framework is proposed that integrates the various theoretical constructs. Specifically, personality and international experience are considered as antecedent to skill rather than as predictors of global performance. Financial resources are not the problem. We have the money, products, and position to be a dominant global player. What we lack are the human resources. We just don't have enough people with the needed global leadership capabilities.  相似文献

The present study promulgates a research stream in the area of understanding women's position in the management of the Chinese sales force. The study investigates attitudes toward women as sales managers held by Chinese salespeople. Male salespeople consistently rated the female sales managers lower than did female salespeople on three sets of attitude items. Despite the ever increasing collaboration between industry and universities, the previous empirical studies on research integrity and misconduct excluded participants of biomedical industry. Hence, there is a lack of empirical data on how research managers and biomedical researchers active in industry perceive the issues of research integrity and misconduct, and whether or not their perspectives differ from those of researchers and research managers active in universities. If various standards concerning research integrity and misconduct are upheld between industry and universities, this might undermine research collaborations. Therefore we performed a qualitative study by conducting 22 semi-structured interviews in order to investigate and compare the perspectives and attitudes concerning the issues of research integrity and misconduct of research managers and biomedical researchers active in industry and universities. Our study showed clear discrepancies between both groups. Diverse strategies in order to manage research misconduct and to stimulate research integrity were observed. Different definitions of research misconduct were given, indicating that similar actions are judged heterogeneously. There were also differences at an individual level, whether the interviewees were active in industry or universities. Overall, the management of research integrity proves to be a difficult exercise, due to many diverse perspectives on several essential elements connected to research integrity and misconduct. A management policy that is not in line with the vision of the biomedical researchers and research managers is at risk of being inefficient.  相似文献

Over the past decade, the Life Insurance Marketing and Research Association has been researching and implementing the use of structured selection interviews in the agent selection process. The practical problems encountered during this period are reviewed, and studies of the most recent interview guide are presented. These studies are based on interview evaluations made by 270 managers in interview training sessions, as well as field managers'evaluations of 163 applicants in actual agent selection situations. The results indicate that it is possible for managers to agree on their evaluation ratings of an applicant, that there is a stable factorial structure for the ratings, and that the ratings are related to the selection decision although not all items carry the same weight. The implications of these results for the use of structured selection interviews and for further research are discussed.  相似文献
