Recent meta‐analyses investigating the relationship between personality and job performance have found that openness to experience is the least predictive of the Big Five factors. Unlike other research that has sought to explain the low criterion‐validity with relation to job performance, this study explores the actual construct of openness to experience, suggesting that it consists of two dimensions that relate differentially to job performance thus reducing correlations between overall measures of openness to experience and performance criteria. Exploratory factor analysis of the six sub‐dimensions, or facets, of the NEO PI‐R (a popular measure of the Big Five factors) produced two factors of openness to experience corresponding to different areas to which people are open. A confirmatory factor analysis on a second set of data provided some support for this result. A pattern of differential relationships between the two factors and other variables including personality, biodata and supervisor‐rated performance offered further support for the multidimensionality of openness to experience. The implications of these findings for future research in the selection context are discussed.  相似文献

This study examines a specific personality variable Growth Need Strength (GNS) and a general Big Five Personality Factor Openness to Experience as moderators between job characteristics and job satisfaction. Respondents were 95 graduate students working in part‐time jobs. They filled out Goldberg’s (1992) bi‐polar rating scale measuring the Big Five factors and Hackman and Oldham’s (1976) Job Diagnostic Survey. Results show that GNS and openness to experience are substantially related. Further, from hierarchical regression analyses, it appeared that the moderating effect of GNS on the relation between skill variety and job satisfaction was explained by the moderating effect of openness to experience. Practical implications for the use of openness to experience and other Big Five personality factors versus specific characteristics in selection and career counselling are discussed.  相似文献

This study provides the first comprehensive review of literature examining proactive personality. The authors use career success as a broad organizing framework, meta-analyzing 313 correlations from 107 studies. Results indicate proactive personality is positively related to objective and subjective career success. Further, results indicate proactive personality relates to variables consistent with contest mobility (e.g., job performance) and sponsored mobility (e.g., taking charge/voice behavior) avenues to career success. Proactive personality’s relationship with supervisor-rated overall job performance is particularly noteworthy in that it is stronger than that reported for any of the Big Five factors or the Big Five collectively. Proactive personality is positively related to a variety of employability-related variables (e.g., learning goal orientation, career self-efficacy), four Big Five trait factors (extraversion, openness to experience, conscientiousness, and neuroticism), but is unrelated to social desirability. The authors’ literature review indicates only the original 17-item scale and 10-item scale tend to exhibit good internal consistency.  相似文献

Previous meta‐analyses have established the Big Five personality traits as important predictors of job performance around the globe. This study extends the international generalizability of Big Five criterion‐related validity through systematic review and meta‐analyses of personality–performance research conducted in South Africa. We meta‐analyzed data from 33 studies and 6,782 individuals to estimate validities of Big Five traits for various job performance criteria. Results showed that the Big Five traits have similar validity for job performance criteria as found in other cultural contexts. Conscientiousness was the strongest predictor across performance criteria, while other traits showed validity for specific criteria or subsamples. Results demonstrate the importance of psychometric meta‐analysis for building cumulative knowledge and support applied use of personality assessments in South Africa. Consistency of the results of this study with those of previous meta‐analyses in other national contexts supports the argument that personality–performance relations are a cultural universal.  相似文献

This study extends the literature on personality and job performance through the use of random coefficient modeling to test the validity of the Big Five personality traits in predicting overall sales performance and sales performance trajectories--or systematic patterns of performance growth--in 2 samples of pharmaceutical sales representatives at maintenance and transitional job stages (K. R. Murphy, 1989). In the maintenance sample, conscientiousness and extraversion were positively associated with between-person differences in total sales, whereas only conscientiousness predicted performance growth. In the transitional sample, agreeableness and openness to experience predicted overall performance differences and performance trends. All effects remained significant with job tenure statistically controlled. Possible explanations for these findings are offered, and theoretical and practical implications of findings are discussed.  相似文献

This study investigates the extent to which job applicants fake their responses on personality tests. Thirty‐three studies that compared job applicant and non‐applicant personality scale scores were meta‐analyzed. Across all job types, applicants scored significantly higher than non‐applicants on extraversion (d=.11), emotional stability (d=.44), conscientiousness (d=.45), and openness (d=.13). For certain jobs (e.g., sales), however, the rank ordering of mean differences changed substantially suggesting that job applicants distort responses on personality dimensions that are viewed as particularly job relevant. Smaller mean differences were found in this study than those reported by Viswesvaran and Ones (Educational and Psychological Measurement, 59 (2), 197–210), who compared scores for induced “fake‐good” vs. honest response conditions. Also, direct Big Five measures produced substantially larger differences than did indirect Big Five measures.  相似文献

This study examined 2 possible ways of increasing the predictive validity of personality measures: using observer (i.e., supervisor and coworker) ratings and work‐specific self‐ratings of Big Five personality factors. Results indicated that among general self‐ratings of Big Five personality dimensions, Conscientiousness was the best predictor of in‐role performance, and Agreeableness and Emotional Stability were the best predictors of organizational citizenship behavior (OCB). Observer ratings of personality accounted for incremental variance in job performance (in‐role performance and OCB) beyond that accounted for by general self‐ratings. However, contrary to our expectations, work‐specific (i.e., contextual) self‐ratings of personality generally did not account for incremental variance in job performance beyond that accounted for by general self‐ratings.  相似文献

It has been consistently observed that people are generally overconfident when assessing their performance. In the current study, participants completed Goldberg's Big Five personality inventory and then completed a cognitive task designed to assess overconfidence (defined as the difference between confidence and accuracy). Extraversion significantly predicted overconfidence (with the other Big Five factors controlled statistically). In addition, openness/intellectance significantly predicted confidence and accuracy but not overconfidence (again, with the other Big Five factors controlled statistically). PERSONALITY MEASURES AS PREDICTORS OF JOB PERFORMANCE: A META-ANALYTIC REVIEW   总被引:13,自引:0,他引:13  
The purpose of this study was to investigate conflicting findings in previous research on personality and job performance. Meta-analysis was used to (a) assess the overall validity of personality measures as predictors of job performance, (b) investigate the moderating effects of several study characteristics on personality scale validity, and (c) appraise the predictability of job performance as a function of eight distinct categories of personality content, including the "Big Five" personality factors. Based on review of 494 studies, usable results were identified for 97 independent samples (total N = 13,521). Consistent with predictions, studies using confirmatory research strategies produced a corrected mean personality scale validity (.29) that was more than twice as high as that based on studies adopting exploratory strategies (.12). An even higher mean validity (.38) was obtained based on studies using job analysis explicitly in the selection of personality measures. Validities were also found to be higher in longer tenured samples and in published articles versus dissertations. Corrected mean validities for the "Big Five" factors ranged from .16 for Extroversion to .33 for Agreeableness. Weaknesses in the reporting of validation study characteristics are noted, and recommendations for future research in this area are provided. Contrary to conclusions of certain past reviews, the present findings provide some grounds for optimism concerning the use of personality measures in employee selection.  相似文献

The authors investigated links between the Big Five, proactive personality, and motivation to learn. Web-based survey data were collected at 2 points in time from 183 employees of a financial services firm. Results showed that proactive personality was, only in part, a composite of Big Five facets, which accounted for 26% of its variance. Structural equation modeling results demonstrated that proactive personality, openness, extraversion, and conscientiousness predicted motivation to learn. In addition, motivation to learn was positively related to objectively assessed development activity. Proactive personality, extraversion, and openness had significant indirect links to development activity. Hierarchical regression results suggested that proactive personality had significant incremental validity in the prediction of motivation to learn over all relevant Big Five facets.  相似文献

The present study investigated the predictive validities of different hierarchical levels of personality for sales performance. The General Factor of Personality was expected to be most effective at predicting general sales performance, whereas the Big Five factors and its underlying narrow traits were expected to be most effective at predicting the specific sales performance criteria to which they are conceptually aligned. Six different sales performance measures were used in an international study involving 405 sales employees. The results suggest that General Factor of Personality is a valid predictor of general job performance but that some of the aligned narrow personality traits predict specific sales performance above and beyond the Big Five factors. The narrow trait Social Boldness has a negative relation with rated sales performance and sales results.  相似文献

We applied trait activation theory to investigate the situational properties that moderate the correlation of intellect, a sub-dimension of the Big Five factor openness to experience, with work-related criteria. We collected data from a sample of 185 employees from diverse organizations and positions. Results from moderated hierarchical regression analyses revealed that perceived situational properties at the task level moderated the correlation between intellect and job performance. Additionally, correlations between intellect and organizational commitment were moderated at task and organizational levels. This study shows how trait activation theory can be utilized to investigate the situational properties moderating the correlation of personality variables with external criteria. Using six studies based on 23,823 individuals in diverse settings, we developed and validated a personality measure of Work Drive—a disposition to work long hours and extend oneself for one's job. The factor structure was confirmed in four settings. Work Drive was related to job performance showing incremental validity beyond cognitive aptitude and Big Five personality traits in five validation studies. It predicted academic performance at six different grade levels, even beyond Big Five traits. Construct validity was examined via work values, job involvement, normal personality scales, satisfaction measures, and cognitive ability. Little adverse impact was found. Occupational groups differed on Work Drive. Overall validity and areas of application were discussed.  相似文献

The present study examines the incremental validity of Honesty–Humility (H-H), a measure of the tendency to be fair and genuine in dealing with others, for supervisory ratings of job performance (including both task and contextual performance) over cognitive ability and the Big Five personality traits. Specifically, we explore the incremental validity of H-H in predicting contextual performance. Results based on 217 South Korean military officer candidates are consistent with previous conclusions that Conscientiousness is the strongest predictor of contextual performance and that cognitive ability is the strongest predictor of task performance. More important, our results reveal that H-H offers moderate incremental validity for contextual performance but no incremental validity for task performance over the effects of cognitive ability and the Big Five personality traits.  相似文献

This study investigated the relationships between performance on tasks representing five cognitive domains (quantitative, categorical, spatial, causal, and propositional reasoning), self-attribution of ability in regard to them and also in regard to three general cognitive functions (processing speed, working memory, and self-monitoring and self-regulation), and the Big Five factors of personality (extraversion, agreeableness, conscientiousness, neuroticism, and openness to experience). The participants (n=629) were about equally drawn from each of the age years 12–17. Structural equation modeling analyses were conducted to examine the construct validity of scores on the three research instruments. Moreover, structural equations modeling showed that self-attribution of ability is, to some extent, dependent on cognitive performance. Cognitive performance is weakly related only to two of the Big Five (openness and conscientiousness). Self-attribution of ability is substantially related to all but the neuroticism factor. Apart from openness to experience, the dependence of personality dimensions on the dimensions of cognitive self-representation tends to weaken with age. It is concluded that the influence of cognitive abilities on personality is mediated by self-awareness about them and implications are discussed.  相似文献

Using meta-analysis (283 effect sizes from 122 studies), we extend prior qualitative and quantitative reviews of research on proactive personality in a number of meaningful ways. First, we examine the discriminant and incremental validity of proactive personality using meta-analytic regression analyses. Our results reveal that more than 50% of variance in proactive personality is unrelated to the Big Five personality traits collectively. Also, proactive personality accounts for unique variance in overall job performance, task performance, and organizational citizenship behaviors, even after controlling for the Big Five personality traits and general mental ability (for overall job performance and task performance). Moreover, we find no subgroup differences in proactive personality, highlighting its potential use in selection contexts. In conclusion, we discuss implications of our findings for research and practice.  相似文献

本研究的目的:考察主动性人格在中国企业内对工作绩效的预测性及个体-组织匹配在其中的调节作用。方法:研究以三家中国本土企业的253名员工为被试,使用修订过的主动性人格量表。结果:(1)除了大五人格和社会赞许性之外,主动性人格还可以解释工作绩效8.5%的方差变异;(2)整体分析时只有团队导向因素显著,单独分析时高新独资企业中注重细节因素、团队导向因素和结果导向因素有显著的调节作用;民营企业中尊重员工因素有显著的调节作用;国有企业中革新性因素和团队导向因素有显著的调节作用。结论:主动性人格可以有效地预测工作绩效,个体-组织匹配则根据不同的企业组织,不同的因素在主动性人格和工作绩效的关系中起调节作用。关于本研究的贡献与不足以及未来的研究方向都有所讨论。  相似文献
