This study examines differences in job satisfaction between military and ex-military personnel and examines the contribution of demographic, dispositional, and organizational variables to those differences. Analysis of data from 571 current New Zealand Army personnel and 171 ex-Army personnel found that Army personnel rated significantly lower than the latter on overall job satisfaction and on 7 of 15 job satisfaction facets. For both groups, high leader support, low job conflict and pressure, and high challenge, autonomy, and job importance were related to high levels of job satisfaction. For Army personnel, low levels of negative affect (a propensity to have a negative outlook on life in general), shorter tenure, and low centralization and formalization also contributed to higher levels of job satisfaction. For ex-Army personnel, income contributed to higher levels of job satisfaction. There were a number of significant differences, however, between Army and ex-Army groups on job satisfaction predictors. These results suggest that differences in job satisfaction between the two groups may be due to (a) different variables that contribute to job satisfaction for each group and (b) different demographic and organizational variables between the groups. Despite a number of limitations, the findings highlight potential future directions for the investigation of interventions in the work environment to provide enhanced psychological rewards for military personnel.  相似文献

This study investigated the relationship between organizational context characteristics and personnel practices. The following organizational characteristics were hypothesized to influence personnel practices: industry sector, the pursuit of innovation as a competitive strategy, manufacturing technology, and organizational structure. In addition, organizational size and unionization were examined. Results based upon data obtained from 267 organizations provided support for the general hypothesis that personnel practices vary as a function of organizational characteristics. In addition to interorganizational differences in personnel practices, this study illustrates that large intraorganiza-tional differences exist with respect to the practices used for managerial and hourly employees. Implications and future research needs are described.  相似文献

The first phase of this study investigated the relationship between aspects of organizational climate as assessed by a full consensus employee survey and a variety of organizational performance measures. Strong relationships were found for customer satisfaction, absenteeism, second level grievances, safety, and profits in the expected directions. Subsequent comparisons of the groups above or below one standard deviation from the mean score on an employee survey were completed to determine the extent of the differences suggested by the correlations. In the second phase of this study, a qualitative research project was conducted to determine those aspects of the organizational climate that were associated with the high scoring groups but not with either the average or low scoring groups. Strong evidence was found indicating that the presence of a caring, involved leader was the critical ingredient in the organization's success. The implications of these findings for organizational performance improvement efforts are discussed.  相似文献

This study examines the stress experienced by working women in terms of politics, lack of career progress, and work/home conflicts, the symptoms of distress and satisfaction associated with these stressors, and the organizational resources available for managing these demands. Subjects were 195 female personnel professionals. A different pattern of results emerged for politics and lack of career progress in contrast to work/home conflicts. Specifically, politics and lack of career progress were associated with greater strain symptoms and reduced satisfaction, and organizational resources were associated with lower levels of these stressors. Work/home conflicts were associated with greater strain symptoms, but were unrelated to satisfaction and organizational resources. This suggests that organizations identify the most effective targets of their resources to achieve beneficial results.  相似文献

The moderating effects of organizational level and self-esteem on the relationships between role perceptions (i.e., role ambiguity and role conflict) and employee satisfaction and performance were examined. Previous research suggested that self-esteem, as an indicator of perceived self-competence, should act as a buffering element contingent upon an individual's organizational level. To test this possibility, data were collected from a sample of 161 hospital professional and support personnel. It was hypothesized that the negative effects of role ambiguity and conflict on satisfaction and performance would be attenuated by high self-esteem at lower organizational levels. Two of the four predicted interactions (ambiguity-satisfaction and conflict-performance) were obtained. The importance of considering the combined effects of both situational and individual difference variables as potential buffers against aversive role perceptions was discussed.  相似文献

At the individual level of analysis, we address how work environment perceptions (psychological climate) are conceptualized and measured with respect to three perspectives in the applied psychology literature: (1) social constructionist, (2) general psychological, and (3) multiple stakeholder. Similarities and differences between these perspectives regarding the hypothesized bases of work environment perceptions, factor models for capturing these perceptions, and the generality/specificity of psychological climate factors are discussed. A general framework for conceptualizing and measuring climate perceptions with respect to different referents, organizational levels, industries or sectors, and stakeholder groups is then presented. This framework is posited to include core, generalizable dimensions associated with each relevant stakeholder group. Finally, we recommend methods and discuss future research directions related to the aggregation of individual level climate perceptions to organizational levels.  相似文献

Developing a Measure of Individual Differences in Organizational Revenge   总被引:3,自引:0,他引:3  
The purpose of this research was to develop a measurement of the individual differences that contribute to acts of organizational revenge and aggression. This scale was designed to achieve three goals: (a) to minimize demand characteristics so that the scale may be useful for personnel selection, (b) to represent a wide range of possible behavioral reactions to organizational injustice, and (c) to represent a range of trust violations committed by organizations that can lead to revenge. Two studies were conducted to reduce the initial 168 items into a 50-item scale containing two conceptually distinct subscales, a 19-item Constructive subscale and a 31-item Destructive subscale. Study 2 provides evidence for the internal reliability of the overall scale and its subscales and also provides some evidence for the construct validity of the final scale. The utility of this instrument for use in personnel selection and for research on workplace aggression is discussed, along with suggestions for additional efforts to demonstrate the validity of this instrument.  相似文献

To address why the relationship between affective organizational commitment and job performance varies, we draw on the theorization of Meyer, Becker, and Vandenberghe to propose moderation of affective occupational commitment and transformational leadership, separately and interactively. Data collected from 398 employees and their supervisors supported our hypotheses. Specifically, affective organizational commitment was more strongly associated with job performance for employees with high occupational commitment, or when a supervisor's transformational leadership was high. Importantly, in a moderated mediation relationship, we found the effect of transformational leadership on the relationship between affective organizational commitment and job performance for employees with high occupational commitment was contrary to its effect on employees with low occupational commitment. Given the significant roles of both commitments as discussed in the present study, we offer suggestions on how to consider these factors during the assessment and selection of personnel and role assignment.  相似文献

Perceived organizational support plays an important role in the social exchange relationship between the employee and the organization. We propose that individual differences in collectivism affect the extent to which employee–organization relationships are based on social exchange, and that therefore collectivism moderates the relationship between perceived organizational support and organizational citizenship behaviour. Results of a survey (N = 293) assessing perceived organizational support, collectivism, and supervisor ratings of organizational citizenship behaviour supported this hypothesis. We conclude that organizational citizenship behaviour originates from social exchange processes only among employees who construe the self in relatively individualistic terms.  相似文献

This study investigates the relationship between certain individual level determinants of interpersonal trust and its impact on organizational citizenship behavior. The participants (N=303) were top, middle, and lower level executives from manufacturing and services sectors. The results indicate that interaction frequency, consistency, and competence are significant predictors of interpersonal trust. Interpersonal trust is positively associated with organizational citizenship behavior, and it also partially mediated the relationship between individual level factors and organizational citizenship behavior. The results imply that the development of trust at the interpersonal level may be used as a strategy to motivate the employees to engage in extra role behaviors to ensure improved individual and organizational performance.  相似文献

Top management teams are worldwide largely composed of men, with relatively few female members. The gender ratio in top management is indicative of the position of women in management within the organization, as well as related to leadership behaviours of male and female managers. In the present study, the relative importance of societal culture, organizational, and individual characteristics in explaining leadership behaviours and the associations of gender and gender ratio with leadership behaviours are studied. Hypotheses are tested with multi‐level analyses using a dataset with information from subordinates rating leadership behaviours of 12,546 managers in 437 organizations in 32 countries. The results show that in a three‐level model (i.e., societal, organizational, and individual level) to explain leadership behaviours, differences in leadership behaviours are predominantly explained by individual differences, followed by organizational and societal differences. Further, after controlling for societal influences, a higher gender ratio (relatively more female managers), was positively associated with consideration and negatively related to initiating structure. Moreover, for male managers, there was a negative association between gender ratio and initiating structure, indicating that male managers in organizations with more female managers tend to engage less in initiating structure, whereas the leadership behaviours of female managers were not associated with the gender ratio.  相似文献

When expatriate managers return home from international assignments and re-cross cultural boundaries, they are required not only to exhibit commitment to their parent company, but also to develop commitment to a new local work unit. Accordingly, this study, the first of its kind, examines the extent to which theorized individual, job, organizational, and non job factors account for American expatriate managers'commitment to their parent company and local work unit during repatriation ( N = 174). Regression analysis found that tenure in the parent company, role clarity, repatriation compensation, and the perceived organizational value placed on international experience exhibited positive relationships with commitment to the parent company while total international work experience exhibited a negative relationship. In addition, commitment to the local work unit was positively associated with role discretion, role clarity, and perceived organizational value placed on international experience. Implications of these results for future personnel research and practice are discussed.  相似文献

“大五”人格剖面是“大五”人格特质在个体上的高低组合, 充分考虑了人格特质之间的交互作用, 能够反映不同子群体在“大五”人格特质上的数量与质量差异, 是解释以往以变量为中心矛盾性结论的重要途径, 也更契合组织管理实践需要, 对实践有更强的指导意义。“大五”人格剖面数量受到研究情境、样本特征、研究方法等因素的影响, 基于自我适应-自我管理模型可以获取4剖面模型, 且常见的剖面包括灵活适应剖面、普通剖面与执拗剖面。“大五”人格剖面在研究中更多地扮演自变量角色, 探讨其在关键结果变量上是否存在差异。未来可以关注强化“大五”人格剖面研究的理论基础; 加强重复性研究, 识别普适性“大五”人格剖面; 识别“大五”人格剖面的影响因素; 纳入更多人格变量, 更完整刻画人格剖面。  相似文献

The current study explored organizational antecedents of employee engagement in a military organization. A survey was administered to junior military personnel assessing leadership effectiveness, role clarity, organizational culture, and peer group interactions as predictors of engagement. Leadership's influence on engagement was expected to be partially mediated by role clarity and organizational culture. Engagement was predicted to fully mediate the relationship between the aforementioned variables and turnover intentions. Results indicated that leadership's influence on engagement was fully mediated by role clarity and organizational culture. In addition, engagement fully mediated the relationship between all variables and turnover intentions.  相似文献

Research on the determinants and implications of career success, and in particular on how they are related to health among Chinese workers is scarce. This research explores the impact and relevance of individual attitudes of trust and organizational citizenship behavior on objective and subjective career success, and their relevance to physical and mental health. Further, we explore the moderating role of a career system on the relationships between work attitudes and career success. Using a random sample of 10,372 people in China we used multi-level linear regression methodology to explore a mediation–moderation model based on organizational theories. We found support for the impact of organizational citizenship behaviors and trust, for both objective and subjective career success as mediators of mental and physical health, and for a career system as a moderator, with significant differences emerging between workers employed in the public and private sectors. The results are important as they shed light on the relationship between work and life attitudes on outcomes of high relevance at national level. The original contribution would be of interest to policy makers at both organizational and national level.  相似文献

In this study we examined gender differences in the influence of professional tenure on 3 work attitudes: career salience, organizational commitment, and job involvement. In total, 220 men and 125 women working in high-level jobs in a large multinational organization completed a written questionnaire. Using hierarchical regression analyses, and controlling for differences between men and women in age, the presence of children, and number of working hours, we found no significant gender differences in the 3 work attitudes. The results further show that although career salience, job involvement, and organizational commitment increase with age, these work attitudes decrease with professional tenure. In terms of organizational commitment, the negative influence of professional tenure was significantly stronger for women than for men. Finally, the implications for future studies and for organizational practice are discussed.  相似文献

The effects of organizational culture on job incumbents' ratings of work‐related personality requirements were investigated. Data collected from 270 customer service representatives working within 37 mobile phone service companies in China demonstrated significant between‐organization differences and sufficient within‐organization agreement on two dimensions of work‐related personality requirements, achievement orientation and conscientiousness, to suggest that these work‐related personality requirements can be interpreted as organizational‐level constructs. Furthermore, incumbents' ratings of the two personality requirements were positively related to two corresponding dimensions of organizational culture, achievement‐oriented culture and integrity‐oriented culture, respectively, and as predicted, both were positively associated with team‐oriented culture. Further analyses revealed that team‐oriented culture appeared to play a particularly salient role in predicting incumbents' perceptions about the importance of the two dimensions of personality requirements.  相似文献

The authors examined the relations between (a) the perceptions of dual identity and separate groups and (b) intergroup conflict management strategies, in two contexts: the conflict between the secular and religious sectors in Israel and the allocation of resources among organizational subunits. In both contexts, contention (i.e., forcing one's will on the other party) was associated with the perception of separate groups. Only in the organizational context, avoidance (i.e., doing nothing or discontinuing participation in the conflict) was associated with the perception of dual identity. Problem solving (i.e., finding a solution that is acceptable to both parties) was related to the perception of dual identity in the secular-religious context. In the organizational context, this relation appeared only under a low perception of separate groups. Yielding (i.e., satisfying the other party's needs at the expense of one's own) was related to the perception of dual identity in the organizational context. In the secular-religious context, this relation appeared only under a high perception of separate groups. The authors discussed the varying pattern of the associations between (a) the perceptions of dual identity and separate groups and (b) the conflict management strategies in the two contexts in terms of the Dual Concern Model and the perceived feasibility of the strategies.  相似文献

This study examined differences between self-harmers who had and who had not been sexually abused in childhood with regards to other risk factors and associated behaviours commonly identified in the research literature as being related to self-harm. Participants (N = 113, mean age = 19.92 years) were recruited via self-harm Internet discussion groups and message boards, and completed a web questionnaire assessing measures of body satisfaction, eating disorders, childhood trauma and suicide ideation. Self-harmers who reported a history of childhood sexual abuse scored higher on measures of body dissatisfaction, eating disorders, suicide ideation, physical abuse, physical neglect, emotional abuse and emotional neglect. These findings implicate sexual abuse as a powerful traumatic event that can have severe repercussions on an individual, not only in terms of self-harming behaviour but also in terms of developing a wide range of maladaptive behaviours in conjunction with self-harm.  相似文献
