Although there are thousands of studies investigating work and job design, existing measures are incomplete. In an effort to address this gap, the authors reviewed the work design literature, identified and integrated previously described work characteristics, and developed a measure to tap those work characteristics. The resultant Work Design Questionnaire (WDQ) was validated with 540 incumbents holding 243 distinct jobs and demonstrated excellent reliability and convergent and discriminant validity. In addition, the authors found that, although both task and knowledge work characteristics predicted satisfaction, only knowledge characteristics were related to training and compensation requirements. Finally, the results showed that social support incrementally predicted satisfaction beyond motivational work characteristics but was not related to increased training and compensation requirements. These results provide new insight into how to avoid the trade-offs commonly observed in work design research. Taken together, the WDQ appears to hold promise as a general measure of work characteristics that can be used by scholars and practitioners to conduct basic research on the nature of work or to design and redesign jobs in organizations.  相似文献

A review of research on job performance suggests 3 broad components: task, citizenship, and counterproductive performance. This study examined the relative importance of each component to ratings of overall performance by using an experimental policy-capturing design. Managers in 5 jobs read hypothetical profiles describing employees' task, citizenship, and counterproductive performance and provided global ratings of performance. Within-subjects regression analyses indicated that the weights given to the 3 performance components varied across raters. Hierarchical cluster analyses indicated that raters' policies could be grouped into 3 homogeneous clusters: (a) task performance weighted highest, (b) counterproductive performance weighted highest, and (c) equal and large weights given to task and counterproductive performance. Hierarchical linear modeling indicated that demographic variables were not related to raters' weights.  相似文献

Research in decision making has suggested that the degree to which features of an option are shared versus unique influences preferences in a way that violates normative rules. The generalizability of these findings to job choice was investigated. Senior‐level, undergraduate job seekers (N = 216) were presented with three jobs from which they were asked to choose one. Attributes for two of the jobs (A and B) remained invariant across conditions, and attributes for a third job (C) were manipulated such that it shared unfavorable features with one of the invariant jobs (A or B) and favorable attributes with the other job (B or A). Results suggested that jobs with unique positive features and shared negative features were preferred over those with unique negative features and shared positive features only when information was presented in a simple (versus complex) format and when participants did not rate the importance of attributes prior to the choice task. We suggest that inferences from feature‐matching research should be qualified by these boundary conditions. Copyright © 2002 John Wiley & Sons, Ltd.  相似文献

Previous research demonstrated that individuals differ in the relative sophistication of their schemas for organizing and interpreting social stimuli (i.e., attributional complexity, or AC) and that AC has been linked to performance in social situations. In the present study, 420 employed students completed surveys for an investigation of the relationship between individual, work role, and job characteristics; AC; and job performance. Educational level and major predicted AC, but leader–member exchange (LMX), decision latitude (DL), and social/task complexity of the job did not. Contrary to expectations, social and task complexity did not interact with DL and LMX to predict AC. AC, DL, LMX, and educational level predicted job performance. Further, AC interacted with social complexity of the job to predict performance. The results suggest that AC may be both content and process based, and predictive of performance in certain jobs.  相似文献

A central paradox in studies of gender and job satisfaction is why women’s job satisfaction is not lower than men’s, given that women’s jobs are often inferior in terms of pay, autonomy, and promotional opportunity. The purpose of this study was to investigate this paradox by asking two questions: How does the job satisfaction of female public employees compare with that of male employees? How can we explain the gender differences in job satisfaction? Data from a survey of 5,128 public employees in Seoul Metropolitan Government indicate that women are more satisfied with their jobs than are men. Among demographic variables gender was the only significant predictor of job satisfaction; women emphasized intrinsic rewards, whereas men emphasized extrinsic rewards. The reasons for women’s high job satisfaction are discussed and explained.  相似文献

The effects of number of workers (work-group size) and number of tasks (task size) on perceptions of job enrichment were investigated using a simulated assembly-line job. Forty subjects observed workers performing a job in four combinations of work-group size and task size, rating the respective jobs on dimensions taken from the Job Characteristics Model (Hackman & Oldham, 1975). The results indicated that jobs performed by smaller work groups were perceived as significantly more enriched on four of the five dimensions and had greater potential for worker motivation. Significant main effects were also found for task size on three of the five dimensions such that jobs with larger tasks were seen as more enriched and as having greater motivating potential for the workers. A significant interaction was noted for only one job dimension. An ecological perspective of the data (manning theory) supported these results and suggests theoretically useful interpretations of the data.  相似文献

Recent studies have called for the abandonment of the relative-time-spent scale in task inventories. This recommendation is based on findings that the job profile created with the scale data is highly correlated with the profile created from a much simpler “Do you perform this task?” checklist. We examined this issue using 3 inventories and 42 jobs (N=2252). Profile correlations were computed on only the tasks actually performed by incumbents to avoid possibly inflated rs due to including irrelevant tasks. The specificity of task inventory items was proposed as an explanation for the high correlation between the two job profiles. Specificity of items was examined by looking at both the type (job duties versus tasks) and the amount (number of items in job profile and average number of items relevant to each job) of items used in the inventory. Correlations between time spent and checklist profiles were in the .80's and .90's regardless of the number of irrelevant tasks or the specificity of tasks. We agree with previous military research and conclude that the relative-time-spent scale has limited incremental utility beyond a dichotomous checklist.  相似文献

In a 2 × 2 field experimental test of L. R. Hackman and G. R. Oldham's (1980, Work redesign, Reading, MA: Addison-Wesley) task characteristic model, the moderating effects of a contextual variable, participation, on job redesign were examined. Seventy-six desk receptionists participated in the redesign of their jobs or did not, and/or their jobs were actually redesigned or not. The results found significant main effects of job redesign on several measures of satisfaction. Participation was more limited in its effects, only affecting one of the satisfaction measures. However, both factors significantly affected turnover. In addition, contrary to predictions from the model, employee participation did not enhance the effects of enriched work. The results are discussed in terms of revisions to the theory and the practice of job redesign.  相似文献

A comparison of 234 call centre agents with 572 workers in traditional jobs with long lasting training revealed lower job control and task complexity/variety and higher uncertainty among call agents. However, time pressure, concentration demands, and work interruptions were lower in call agents. Within the call agent sample, controlling for negative affectivity and other working conditions, job control predicted intention to quit, and job complexity/variety predicted job satisfaction and affective commitment. Social stressors and task-related stressors predicted uniquely indicators of well-being and job-related attitudes. Furthermore, data confirm the role of emotional dissonance as a stressor in its own right, as it explained variance in irritated reactions and psychosomatic complaints beyond other working conditions. Results indicate that strong division of labour may be a rather general phenomenon in call centres. Therefore, working conditions of call agents require a redesign by means of job enrichment or—better—organization development. Moreover, measures of social stressors and emotional dissonance should be integrated routinely into stress-related job analyses in service jobs.  相似文献

A predictor battery of cognitive ability, perceptual-psychomotor ability, temperament/personality, interest, and job outcome preference measures was administered to enlisted soldiers in nine Army jobs. These measures were summarized in terms of 24 composite scores. The relationships between the predictor composite scores and five components of job performance were analyzed. Scores from the cognitive and perceptual-psychomotor ability tests provided the best prediction of job-specific and general task proficiency, while the temperament/personality composites were the best predictors of giving extra effort, supporting peers, and exhibiting personal discipline. Composite scores derived from the interest inventory were correlated more highly with task proficiency than with demonstrating effort and peer support. In particular, vocational interests were among the best predictors of task proficiency in combat jobs. The results suggest that the Army can improve the prediction of job performance by adding non-cognitive predictors to its present battery of predictor tests.  相似文献

To investigate job seekers’ and new employees’ subjective person–organization (P-O) fit perceptions, we studied 96 active job seekers across three time periods, from their initial job search activity to their intended turnover from the jobs they accepted. Hypotheses were motivated by P-O fit, job choice, and organizational entry research and centered around two questions: What are the determinants of job seekers’ and new employees’ P-O fit perceptions, and how important are P-O fit perceptions in job choice decisions and work attitudes relative to job attributes? Results indicated that job seekers’ P-O fit perceptions are predicted by the congruence between their values and their perceptions of recruiting organizations’ values but not by their demographic similarity with organizational representatives. Results also suggested that P-O fit perceptions predict both job choice intentions and work attitudes, even after controlling for the attractiveness of job attributes. Finally, results suggested that job seekers can manage their future work attitudes by weighing P-O fit in their job choice decisions.  相似文献

The quality of working life under the production system known as lean manufacturing (LM) is a heavily debated topic. Little is known about the engagement level of employees under this system. Our study is concerned with how employees in this context craft their jobs to enhance their own engagement, and we specifically consider how daily skill utilization triggers this process. Using a cross-level perspective, we further consider whether job-level characteristics relevant to the lean context, namely task interdependence and boundary control, restrict or facilitate the effects of daily skill utilization. A daily diary study was conducted over 4 working days with 64 employees in a large company utilizing LM. The results of multilevel structural equation modelling demonstrated that on a given day, skill utilization was associated with seeking resources, and this relationship was stronger when employees had high boundary control and low task interdependence in their general job roles. Results further demonstrated that employees experienced higher work engagement on days when they sought resources and challenges. Our findings illustrate the motivational potential of job crafting under LM and how crafting activities can be facilitated by the design of jobs and allocation of daily tasks.  相似文献

A task analysis was conducted to determine the extent to which six jobs from a single classification in one organization were similar in their task composition. Of the six jobs studied, MAN-OVA results demonstrated that five were significantly different. Follow-up analyses indicated that there were practically significant differences between the jobs. These results suggested that selection options would be affected and that differing training and evaluation procedures should be used. The practical implications of these findings for selection, training, performance appraisal and job grouping are discussed.  相似文献

Does task significance increase job performance? Correlational designs and confounded manipulations have prevented researchers from assessing the causal impact of task significance on job performance. To address this gap, 3 field experiments examined the performance effects, relational mechanisms, and boundary conditions of task significance. In Experiment 1, fundraising callers who received a task significance intervention increased their levels of job performance relative to callers in 2 other conditions and to their own prior performance. In Experiment 2, task significance increased the job dedication and helping behavior of lifeguards, and these effects were mediated by increases in perceptions of social impact and social worth. In Experiment 3, conscientiousness and prosocial values moderated the effects of task significance on the performance of new fundraising callers. The results provide fresh insights into the effects, relational mechanisms, and boundary conditions of task significance, offering noteworthy implications for theory, research, and practice on job design, social information processing, and work motivation and performance.  相似文献

In order to test predictions derived from an expectancy theory model developed by Lawler, measures of higher-order need satisfaction, locus of control, and intrinsic motivation were obtained from 252 female assembly line workers. Also, each employee was asked whether or not she wished to volunteer for a job enrichment project. Enriched jobs were described as having greater autonomy, variety, task identity, and feedback than typical assembly line jobs. Both locus of control and intrinsic motivation were found to serve as effective moderators of the relationship between higher-order need satisfaction and volunteering for job enrichment, in that significantly higher negative relationships were obtained for persons high in locus of control and intrinsic motivation than for persons low in these measures. These results are seen as supportive of applicable portions of Lawler's model. Also, implications of the results for placement of individuals in enriched jobs are discussed.  相似文献

The purpose of this study was to determine the extent to which direct judgments of similarity by supervisors and incumbents could provide the same job classification results as a more elaborate job analysis procedure involving measures of task overlap among jobs. To accomplish this, 8 foreman jobs in a chemical processing plant were analyzed and compared on 237 task statements. In addition, 15 foremen incumbents and 17 supervisors evaluated the similarities among the same 8 foremen jobs in a paired comparisons rating task. The task-oriented job analysis required hundreds of man-hours to complete; the rating task took 15 minutes. Results using hierarchical cluster analysis and multidimensional scaling analysis revealed that the global judgments and the task-oriented data led to identical conclusions. Also, it was found that incumbent ratings produced the same results as ratings from supervisors. Uses, advantages, and disadvantages of the procedure are outlined.  相似文献

Abstract

Hypotheses were tested concerning the relationship between selling task characteristics and industrial salesforce job satisfaction. The specific explanatory model included the five core task variables measured by the “Job Diagnostic Survey Instrument” designed by Hackman and Lawler. The hypotheses tested were that salespersons' job satisfaction will be greater to the extent that they perceive their selling jobs to be characterized by high skill variety requirements, task identity, task significance, autonomy, and performance feedback from the job. In addition, based upon previous research in non-selling occupations, the salesperson's higher order need strength was examined as a possible moderator variable for the task characteristic/job satisfaction relationship.  相似文献

Cross-jobtransferability of skills is defined in terms of the ease with which individuals can apply knowledge and skills acquired in a previous job in learning to perform a new job. This study reports the development of a prototype methodology for estimating retraining times based on analyses of transferability of skills. Using this methodology which assesses interjob similarity in task content and task learning time, times to retrain across 41 different U.S. Air Force enlisted jobs were estimated. Convergent validities of retraining time estimates were tested in terms of correlations with differences in jobs': (a) general job learning difficulty, and (b) aptitude requirements. Results supported predictions that cross-job retraining time would be longer (a)into jobs that generally aremore difficult to learn, (b)from jobs that generally areless difficult to learn, and (c) across jobs having different, rather than similar, aptitude requirements. This article examines the job attitudes of people who hold more than one job. Satisfaction, stress, and organizational (continuance and affective) commitment were assessed for both primary and secondary jobs for 83 full-time workers who held two jobs concurrently. Consistency between job constructs across jobs was negligible, except for continuance organizational commitment and job satisfaction. Similarity between jobs was a significant moderator of convergence (though not consistency), whereas affective disposition did not appear to affect consistency or convergence. Holders of multiple jobs had higher satisfaction, higher stress, and higher affective organizational commitment with their primary jobs compared to their secondary jobs. Hierarchical regression analyses demonstrated that job constructs associated with the primary job were useful for explaining life outcomes, even after controlling for affective disposition. Job constructs associated with secondary jobs, however, were not useful in explaining life outcomes. Limitations of the current study as well as suggestions for future research are given.  相似文献
